Thanks for tuning in to the second episode of our conversation with Kate Dixon, the creator of Pay UP: Unlocking the Secrets of Salary Negotiation. On our last episode, Anthony discussed all things salary from the perspective of the sales organization. They touched on the generation of a package, commission versus base pay, retention, relationships with sales representatives, and more. Today, Anthony and Kate are shifting their point of view to that of a sales professional. How do you negotiate a compensation plan? What are the first steps to approaching that conversation? Find out this and more on today’s episode of Catapulting Commissions. When we’re thinking about starting a job search, Anthony and Kate discuss the first steps you can take to prepare yourself for an upcoming negotiation. First and foremost, Kate says, is to get clear on what’s important to you in a compensation plan. Do you value having the ability to blow the ceiling off your sales commission? How much weight does vacation time play for you? These are all things to consider when looking for a new position. Secondly, and equally as important, is having a “floor.” This is the minimum you feel you would need to take the job. When you’re crafting that minimum, research is certainly crucial--there are tons of online sources you can use to get a sense of what a respectable plan could look like. Have conversations and know your worth. It’s not about how valuable you are as a person, it’s how a company values that role. It’s okay if it’s not a match--it’s better to find out earlier than later. There are two types of salary negotiation: there’s offering a job to someone, and there is the kind of negotiation where someone is already working at the company who feels they may be in line for more compensation. When a job is being offered, it’s the consensus among sales recruiters that getting a ballpark in the open early in the conversation is the way to go. It doesn’t make sense to waste everybody’s time if there is a complete disconnect. Expectations regarding salary may not come up in the first conversation, but the second is a good time to be prepared to state what you want or bring it up more passively. If you’ve been with the company for an amount of time, and you feel as though the value you bring is worth more to the dollar, approaching a salary conversation can be complicated. The key, Kate says, is to really lean into your value. Come with a list of achievements and impacts! Lead with what good you’ve done, and demonstrate your commitment to the organization. Bring up your research and how it relates to your target salary. It’s about emotionally disconnecting and making the sale. You can be collaborative and still be firm without being threatening. Kate encourages people to lay the target on the table and see how close “we” can get to that. Avoid saying “meet in the middle.” Don’t cheat yourself! As Kate puts it, “There’s no harm in asking. There’s harm in being a jerk about it.” You are selling yourself and the value you bring. People make decisions based on the pain you can help them avoid and the pleasure it is to have them on their team. Anthony and Kate shift gears into startups. They are popping up exponentially all over the country. If you’re ready to shift into something like that, it’s important to realize the balance between equity, commission structure, and base salary. Startups are often difficult to get off the ground, but they need exceptional salespeople. They’re a great way to express your values in a meaningful way. Don’t settle for nothing--while equity COULD be valuable, it could be worthless as well. Whenever negotiating with a new company, be sure to understand what happens in every scenario. Our guest today is Kate Dixon. She helps leaders around the world become both more successful and more fulfilled through coaching, in-person workshops, and online courses where she teaches breakthrough strategies and techniques to accelerate leadership results. Join us as we dive into everything commission, compensation, and negotiation. When it comes to creating a compensation plan for professionals, we’re looking at how much we need to sell as a company, what level of revenue are we sharing with representatives, and much more. Essentially, most sales plans have a few things in common: First is “the mix” of base pay vs. commission. This depends on the type of sales. Longer sales cycles may have a higher mix of base pay, whereas shorter sales cycles can lean towards commission. Everything is custom to each organization, but typically it’s based on how much impact the sales rep has on the sale itself. The base pay needs to be big enough to sustain a rep’s necessities, but the commission should be big enough to display recognition. It developing a base pay, many things are considered: the cost of living, the cost of labor, and geographic location. In order to drive the right outcomes, a positive partnership needs to exist between corporate and its sales reps. Jumping to the opposite side of the spectrum, when creating a compensation plan, most companies have a cap on how much commission you can make, either from an individual sale or in general. It’s all about sharing more of the company with the rep that’s blowing up their numbers. Typically in a sales plan, it’s important to account for a massive sale that a rep may not have played a massive role in. In the same way, there are moments where sales reps impact the sale in a major way. Sometimes deals can fall in your lap, but other times (like in a pandemic) it takes a lot more effort to make those sales. Sales professionals are turning over at an all-time high. When creating a compensation plan, comparing your commission plan to your competitors is necessary. Your commission plan is your biggest asset in those situations. Retaining salespeople in 2020 is less about long-term wealth-building tools, that doesn’t mean they don’t exist. Stock options and RSU’s are meant to provide a retentive effect. When crafting a plan, there are a few common mistakes organizations make. The first is not having a great relationship with your finance, HR, and sales leadership. Without those connections, you cannot meet the needs of your salesforce. Additionally, many people overlook some unintended results or consequences of a compensation plan, like losing money every sale. Anthony Butler, a native of the Bronx in New York City, lost his sight eight years ago. For many people who lose their ability to see in adulthood, the decline is inevitable and gradual. Often a degenerative disease will chip away at someone’s vision to the point that they become legally blind. That’s not what happened to Anthony. One second, Anthony was hanging out with friends. The next second, his sight was gone. But even through a series of struggles—learning to navigate a new world, getting kicked out his home—Anthony found ways to turn his life around. One of those ways: running. It was last spring when Anthony met Kate Dixon on a group run in Central Park with Achilles International. Neither was a great runner, but something clicked when they began running together that made them decide to get serious for their own, important reasons. But that hasn't halted your questions, comments and queries on how the BBC has reported on and covered the EU Referendum. In this special edition of Feedback, listeners put forward their views on whether BBC news as a whole has been an aid in your decision making. Throughout the campaign, the Feedback inbox has received numerous questions as listeners have flagged up the areas in which they feel the BBC could have reported the campaign season differently. How did impartiality affect the coverage? Was the news too focused on individual personalities? Have certain issues been missing from the BBC reports? These are just a handful of questions that have been put to the BBC's Chief Political Adviser, Ric Bailey. Controller of daily news programmes Gavin Allen explains how these decisions are made in the editorial process and what he feels the news programmes achieved. BBC 6 Music believe there is as it broadcasts its annual 6 Music Recommends Day.
