Lucinda welcomes back Gary Cookson from Epic HR to discuss his upcoming book, "Making Hybrid Working Work." They delve into the current landscape of hybrid working, exploring why some organisations are pushing for a return to the office while others successfully embrace hybrid models. Gary also highlights the demographic factors influencing leadership decisions and the importance of trust in managing remote teams. KEY TAKEAWAYS Organisations that are struggling with hybrid working often haven't fully committed to making it work. Successful hybrid models require genuine effort and adaptation rather than superficial adjustments. The push for a return to the office is often driven by senior leadership teams that may not represent the broader employee demographic. This lack of diversity in leadership can skew perceptions of what works best for the workforce. Managers who have traditionally operated in face-to-face environments may struggle with trust in remote settings. Effective hybrid management requires unlearning old habits and developing new skills to foster trust and engagement. Establishing a management contract between managers and employees can clarify expectations and support needs. This approach encourages open communication about how individuals prefer to be managed in a hybrid environment. BEST MOMENTS "The common theme... is that they haven't really tried to make it work in the first place... they haven't really put a lot of effort into it." "The people who are making these decisions... do tend to be white, middle-aged male. And that does seem to be driving the return to office mandates." "It's almost lazy in that sense, like you have to work slightly harder to be lazy." "What you think hybrid work is, is different than anybody else listening to this. And that's because your context matters." What's Changed With Underperformance? - with Gary Cookson

The HR Uprising Podcast

This week, the focus is upon underperformance, employee relations, and whether or not the new hybrid working environment has meant a shift in these factors. Joining Lucinda to discuss this is Gary Cookson of Real HR, who brings his perspective to this fascinating topic. KEY TAKEAWAYS Underperformance was formerly heavily driven by a lack of clarity, fuelled by lack of feedback and a lack of goals and expectations. The new hybrid working world comes with its own new set of contributing factors to underperformance. This will require leaders to do things differently, and team members to react to these changes differently. Hybrid working has had an impact on the types of misconduct and underperformance that organisations are seeing, such as conduct on video calls, overhearing inappropriate comments and other factors that take some getting used to. Much in the way of productivity is taking place through asynchronous working methods, email, and social channels that do not allow others to see who they're working with directly. A lack of direct contact can breed mistrust. BEST MOMENTS 'You can definitely see that the impact will continue in a hybrid world' 'What people have got going on in their new hybrid environment is going to affect their ability to engage, be committed and to perform' 'In the early stages of lockdown we were all getting used to new technology. Very few organisations took the time to set expectations' 'In this type of environment, people are more easily triggered' About The Guest, Gary Cookson  Gary Cookson is a father of four, husband of one, and in his spare time runs his own business called EPIC, which helps people and places to Evolve, Perform, Improve and Compete. In addition, Gary is a CIPD Chartered Fellow, a Fellow of the Learning and Performance Institute, a qualified coach and member of the Association for Coaching. In the latest edition of the ‘REAL HR' series, Lucinda talks to Gary Cookson, director of EPIC HR, devoted to leading and directing HR, OD and L&D functions, an expert in workplace performance and a leading expert in the design and delivery of online and virtual training programmes. Gary has also been recognised by HR Most Influential as one of their leading Movers and Shakers 2019. Gary joins the show to today to discuss his “Real HR” story, from his beginnings as a teacher and how this influenced his career path, the importance of coaches and mentors, and the differences between working for an organisation and working for yourself.  KEY TAKEAWAYS The roles of coaches and mentors are invaluable, especially in the world of the virtual environment of learning. Being challenged is important, as is a new perspective and the benefit of experienced guidance. Mergers can present problems in terms of culture variance. Often they are cited as unions, when in fact, the incoming culture seeks to replace the previous. This can lead to a clash of beliefs and values. We are often faced with decisions about the balance between our working lives and our personal lives, with many choosing to tip the scales in favour of career. But it is important to remember that we work to live, rather than live to work. When you work for yourself, you have a greater level of control, and when you make errors, they belong to you. This accountability is far easier to accept, and can help us to develop, personally, without feeling a sense of injustice. We own the mistakes. BEST MOMENTS ‘It was a real struggle to teach people who didn't want to be there, and who didn't want you to be in front of them' ‘I couldn't stay there any longer without sacrificing what I wanted to be as a HR professional' 'There's a tipping point when it comes to children!' 'You have 168 hours in a week and 40 of those are spent working. When you look at someone's output on social media, it should be in proportion to what their life looks like'  VALUABLE RESOURCES The HR Uprising Podcast | Apple | Spotify | Stitcher   Host of The HR Uprising Podcast, Lucinda Carney, is also the founder and CEO of Actus Software, where you can find additional free HR Resources: https://actus.co.uk/free-performance-management-resources/ Virtual Change Superhero Training The HR Uprising LinkedIn Group Change Superhero Resources Book: How To Be A Change Superhero - by Lucinda Carney Free Change Toolkit: www.changesuperhero.com Latest Performance Management Blog www.epichr.co.uk ABOUT THE GUEST Gary Cookson is a father of four, husband of one, and in his spare time runs his own business called EPIC, which helps people and places to Evolve, Perform, Improve and Compete. This is a really important subject and Sukh's belief is men struggle to talk about their emotions in a way which is helpful and healthy. His guest on the episode is Gary Cookson, and together they discuss a range of factors which can impact on your emotional wellbeing and as a man how we might respond, and what are better ways to respond. Gary is very open about how certain points in career and life have impacted him, and Sukh shares his stories too. It's a really good exploration, and quite a cathartic one, where the discussion explores men's emotional health. You can follow Sukh on Twitter @sukhpabial. You can follow Gary on Twitter @gary_cookson and his company is called Epic HR.
