In this episode of The Chad & Cheese Podcast, the boys interview Malcolm Frank, former president of Cognizant Digital and current CEO of Talent Genius, a platform focused on AI-driven talent acquisition. Frank, an Ohio native, discusses his extensive experience in technology and consulting, highlighting Cognizant's growth from 10,000 to over 300,000 employees. He traces AI's rise in business, noting its "slow, then sudden" impact since ChatGPT's 2022 debut. Frank critiques CEOs for layering AI onto outdated structures, leading to poor ROI, as shown in an MIT survey, and advocates for first-principles thinking to redesign processes. He sees recruiting transforming with AI, cutting sourcing time (e.g., scanning 7.5 million profiles instantly) and improving cultural fit analysis, though human recruiters remain vital for emotional connection. Frank warns of AI scaling biases faster than humans, necessitating strong governance to avoid issues like predatory lending seen in early AI experiments. He discusses Talent Genius's “Agent Powered” platform, which helps workers leverage AI to amplify skills (e.g., becoming “5x” more effective), drawing parallels to historical job shifts like the iceman's obsolescence. The lively discussion, peppered with humor about Davos and Buckeyes, emphasizes AI's potential to turbocharge talent management if thoughtfully integrated, urging listeners to visit talentgenius.io for more. Quote:“When this all started (generative AI for the masses), the fear was ‘this is cheating.' Now we're flipping the conversation and saying, no — this is actually a skill set you need to develop.”-Madeline LaurenoIn this episode I welcome Madeline Laurano, Founder of Aptitude Research and one of the most trusted voices in HR and TA technology. With more than 20 years of research and advisory experience, Madeline's body of work has has tracked the evolution of all things mixing hiring, business, and tech.We have known one another for a long time and are quite simpatico in our thoughts on talent acquisition, assessment, and skills based hiring. And we prove it in this show - as we discuss the ins and outs of these crazy times for HR tech, hiring, and of course- AI.So listen in and take a look into the crystal ball while staying grounded in the truth!Topics discussed and wisdom dropped include:1. Why ATS Are Going to Become ExtinctMadeline explained that ATS systems in their current form are not built for the way talent acquisition is evolving. Recruiters are frustrated because ATSs don't support the workflows or user experience they need, and they will eventually be replaced by more dynamic, integrated platforms that actually match how hiring happens today. Hello AI!2. What Her Research Says About Skills-Based HiringMadeline points out that skills-based hiring is more aspirational than real for most organizations. Aptitude Research has found that companies often treat skills like the old competency models — static, outdated, and resource-intensive — or via an over reliance on AI. Both make it hard to translate into practice without validated frameworks and clean, usable data. The path fwd requires a commitment to strategy, clarity, and validation.3. How the Fast-Moving Nature of AI Impacts HR Tech BuyingMadeline notes that AI has changed how companies buy HR tech because the market is moving so quickly. In the past, companies would take years to build strategies before investing in technology, but now AI allows them to start much faster — sometimes adopting before they fully understand how to implement, which creates both opportunity and risk. Beware of AI FOMO!4. Agentic AI and Hiring — What Will the Impact Be?She described “agentic AI” as a coming wave where AI systems won't just provide insights but will take autonomous actions. In hiring, this could mean systems that source, screen, and even interact with candidates automatically — raising big questions about oversight, fairness, and how much decision-making organizations are comfortable handing off to machines. Get ready because the rise of autonomous hiring agents is upon us.5. The Impact of AI on Candidate ExperienceMadeline stresses that AI can either improve or damage the candidate experience depending on how it's implemented. Candidates expect personalization, transparency, and fairness, and if AI-driven processes feel opaque or impersonal, trust will erode quickly — but if designed well, AI can actually enhance communication and responsiveness. We must not villainize AI for this- there is a lot we can do enhance candidate experience and it can actually include the use of AI if done thougthfully.6. What Will This Look Like 20 Years From Now?Looking ahead, Madeline predicts that hiring will look radically different in 20 years, with skills-based approaches fully realized and AI deeply embedded into every step of the talent lifecycle. The key difference will be that technology will finally deliver on the vision of matching people to opportunities more accurately, quickly, and fairly at scale.AMEN- let's just make sure that people remain in charge!Check out the episode and learn about the trends from two of the best!& do yourself a favor and visit Aptitude Research's website where you can find free access to all of their amazing research! Traditional e-learning isn't working. With only 5–15% completion rates industry-wide, most employees are stuck in “click & sleep” trainings that don't stick. That's why I was so keen to sit down with Matteo Penzo, Co-Founder & CEO of Zick Learn, to talk about how his company is flipping the script on corporate learning. Zick Learn's AI-powered platform transforms training into 2-minute micro lessons delivered right where people already work: Slack, WhatsApp, Teams. The results? On average, clients save 10 hours per employee every month - a massive boost in both productivity and engagement. Here are other topics from our conversation: ✅ How Zick Learn uses AI and UC Berkeley research to create effective microlearning. ✅ The challenges with traditional e-learning completion rates. ✅ How employers can convert existing training materials into micro-lessons. ✅ Zick Learn's ideal clients and its land-and-expand business model, including its main marketing method. ✅ How the team measures, tracks, and optimizes sales efforts using data. ✅ How Zick Learn tailors product demos to prospects' needs and closes deals without relying on discounts. ✅ Matteo's general growth advice for workplace/HR consulting and HR tech businesses. “Curiosity is the number one success in cold calling,” says Matteo. If your organisation is stuck in a training rut - or if you're building your own HR tech business - his insights, both technological and strategic, are well worth heeding. Full show notes here. Managing the capabilities of an organization's workforce is challenging in the best of times, but the current upheaval created by AI technologies entering the workplace makes it all the more complex. The technologies that have put to work around this problem are many and varied and analyst Ethan Ray joins host Eric Hanselman to look at where we've come from and where we could be headed. There's a rush to determine if new technologies are making workers more productive and what skills are needed to leverage them. Both a recent S&P Global study and the HR Tech conference showed some trends that could be transforming working environments. Workforce intelligence approaches are looking to build a wholistic picture of knowledge, skills and ability of employees and then do skills matching and development planning. As in other technology disciplines, a proliferation of tools has made many organizations' efforts at workforce management complicated. It's another place where many are considering integrated platforms that that can bring together HR, IT and financial teams to better understand the use of tools and resulting productivity. There are questions about what we can and what we should measure to truly understand efficiency and effectiveness. How can we understand what combination of skills and tools are generating the best financial outcomes? Better technology should hold the answer, but the path forward is not always clear. I recently returned from my annual pilgrimage to the HR Technology Conference in Las Vegas. There are a ton of conferences in our industry, but HR Tech still remains the event to come to for the most comprehensive view of innovation in talent acquisition. It is clear that things are moving fast with technology; AI is already moving from narrow, single-use tools to orchestration layers and multiple agents that promise to revolutionise talent acquisition. Unfortunately, it is making the tech landscape very difficult to understand from a buyer's perspective, as traditional software categories are collapsing. At the same time, the legacy cornerstones of the recruiting process, resumes, interviews, and job descriptions, are looking increasingly inadequate, with candidates and employers caught in an AI arms race that is currently making the experience worse rather than better. So how can TA leaders cut through the noise, balance efficiency with fairness, and bring humanity back into recruiting while taking advantage of the enormous potential AI offers? What new skills will be needed to lead in this environment, and how do organisations avoid just using AI to do the wrong things faster? While I was at the show, I caught up with two of my regular podcast guests, Allyn Bailey, Senior Director of Brand and Communications at SmatRecruiters, and Daniel Chait, CEO of Greenhouse, both of whom offered some sensible guiding insights into what is becoming a very complex space. In the interviews, we discuss: Blurring categories of vendors is confusing for buyers. AI's next phase of orchestration layers and multiple agents The importance of open systems Will we finally see the end of resumes? The surge of AI interviewing Why the candidate experience keeps getting worse Balancing efficiency with fairness and keeping humans in the loop The new skills TA Leaders need Follow this podcast on Apple Podcasts. Episode Notes In this episode of Talent Experience Live, we sit down with Alistair Neal of RedDot, recorded during last week's HR Tech conference, where he reflects on the big themes shaping the show floor and the reality behind the AI buzz. Neal discusses how to ask the right questions to separate genuine innovation from marketing hype, emphasizing that automation should eliminate tedious tasks like note-taking so recruiters can spend more time engaging with talent. The conversation explores the evolving candidate experience—while AI has made it easier to apply for jobs, Neal cautions that employers must focus on quality over volume, improve communication with job seekers, and remain vigilant against spam or fraudulent applications while ensuring a human remains in the loop at every step.
High-growth organizations succeed when their culture grows alongside their leaders. There's no universal playbook for scaling - what works is authentic, people-driven leadership that empowers others, strengthens relationships, and creates space for growth from the inside out. When companies plateau, it's often a signal to grow internally. Defining roles, streamlining communication, and empowering leaders are the keys to getting unstuck. The real turning point comes when organizations focus on building leaders, not just managing teams. For many founders, the hardest part is letting go - allowing others to step up, take ownership, and make decisions. That's exactly what my next guest on the A Better HR Business podcast helps organizations achieve. In the latest episode, I spoke with Ed Brzychcy, Founder and President of Lead from the Front, about the challenges organizations face as they scale and the transition leaders must make to guide their teams through change. Key topics from our conversation: ✅ Moving past growth plateaus by redefining internal structures. ✅ How Ed blends coaching and consulting with executive teams. ✅ Lessons from military leadership that translate to business. ✅ Insights from Ed's HR “roadshow” and leadership interviews. ✅ Building and sustaining referral-based business growth. ✅ Why consistent networking fuels long-term opportunities. ✅ And much more! Tim Sackett is back, and he's not here to sugarcoat your broken recruiting process. From running a family staffing biz (yes, his mom started it—nepotism FTW) to launching the HR Tech 100 Fund, Sackett's got opinions, and Chad & Cheese are here to poke the bear. Inside this episode: Why most HR tech still runs on vaporware and broken promises The Sackett philosophy: If you suck at recruiting, AI just helps you suck faster “Scale Your Suck” – his accidental book title that SHRM will never publish Why recruiters might have 18 months before AI eats their lunch (and their jobs) How execs keep saying “do more strategic work” when nobody knows WTF that actually means The coming extinction-level event for recruiters who think “tallest dwarf” = top talent This isn't a kumbaya “AI will save us all” chat. It's Sackett unplugged—equal parts brutal honesty, dad jokes, and career counseling for recruiters about to be replaced by bots that actually give candidates feedback. Grab a stiff drink. Season 3 is here, and it's coming for your job description.
