Motivating Agents: Rewards That Work with Dion Besser

TL;DR: Today we're releasing a new episode of our Thought Leaders podcast that unpacks the practical side of growing a values-led agency. Dion Besser explains how he stabilised a team that tripled overnight, balanced culture with accountability, and kept clients loyal through volatile markets. Listen on YouTube, Apple Podcasts or Spotify—and sign up to get it in your inbox each week. Dion Besser has spent more than two decades living what keeps a real estate business steady when markets, regulations, and staffing levels change simultaneously. After gaining experience in London, he returned to Melbourne to found Besser & Co., where a 2022 acquisition saw his staff list jump from eight to 24 in a single day. Instead of patching problems on the fly, he doubled down on a simple playbook: start with clear values, document the right way to work, and let those guardrails drive performance. Today, that 20-strong crew runs on transparency, honest feedback, and a habit of celebrating small wins. In this conversation, Dion explains how he hires, trains, and motivates people so that the next growth spurt feels orderly, not chaotic. “Most of the skills in real estate can be taught. What I look for is trust, loyalty, openness, accountability, drive.” Values come first—hire for character, train for skill Dion screens candidates with personality tests to see how they handle feedback before they even start. If they push back, they won't suit an environment built on constructive candour. With values aligned, new hires step straight into detailed playbooks—everything from rent reviews to auction campaigns—so expectations never feel fuzzy. Culture is a journey—celebrate wins before cracks widen “It really is a journey for our clients and it's a journey for our staff.” When an acquisition stretched the team, morale dipped until Dion formed a “Culture Collective” that meets monthly to spotlight quick victories—five-star reviews, seamless VCAT cases, record rent per square metre—and flag tension early. Regular recognition reset the mood and curbed turnover. Intrinsic meets extrinsic—design rewards beyond the paycheck “Find out what motivates them, and help them achieve that.” Commission still matters, but Dion ties KPIs to personal goals like clearing tasks daily or making 80 calls a week. When agents hit targets they set themselves, the reward lands deeper than trophies—and retention climbs because progress feels personal. Patience and persistence—guide clients through choppy markets “If you can't take your clients on a longer journey, you'll find yourself losing business.” With Melbourne prices wobbling and tenancy laws changing, Besser coaches his team to prep vendors and landlords for longer campaigns. Clear timelines, frequent check-ins and upfront reality checks convert possible frustration into trust—even when the news isn't great. Own your agency choice—interview the interviewer “Ask a potential employer: What path to success do you have for me?” For newcomers eyeing 2025, Dion flips the script: treat job interviews like due diligence. If an office can't outline a documented growth track—training, database strategy, social-media playbook—move on. The right environment, he says, is half the battle. Interview by Kris PetersWithin Destruction, Slovenia's most awesomely audacious, genre-defying metal pioneers, have officially announced their next chapter with the reveal of their upcoming album Animetal set for release on April 11, 2025, via Sumerian Records. To mark the news, the band has dropped their electrifying new single Cybergirl, accompanied by an official music video that plunges listeners into a dystopian world where the lines of reality are blurred. Packed with relentless riffs, soaring melodies, and their signature, anime-inspired electronic elements, Cybergirl epitomises Within Destruction's ability to innovate and push boundaries while staying rooted in the chaos of modern metal. In more good news, the Slovenian futurists have also announced their return to Australia on the eve of Animetal. Having truly transcended their deathcore origins, the band's once relentlessly brutal sound has flourished into a cyberized, anime-inspired, and unpredictable concoction. Fans of sheer guttural force fear not, however - as fellow Europeans Distant will be tagging along to bring their downtempo slams to Australia for the first time ever. With Melbourne's Gravemind rounding out the bill, this is a psychotic trio of modern metal sure to dazzle and pulverise.HEAVY caught up with Within Destruction's frontman Rok Rupkin recently to discuss the album and tour."If you listen to our other records and then listen to Animetal there is quite a bit of sound difference," he measured when asked to describe the new album musically. "The reason why that is the case is because we have decided to stray our own path to set ourselves away from the industry. Not only through the sound but also visually through art, through music videos and band members as well. So any time someone would listen to our song or see our album, they would immediately say I know this is Within Destruction. We wanted to build our own brand, in a way."In the full interview, Rok talks more about Animetal and what Within Destruction were going for musically, how their sound has changed since their previous release, the anime aspect to the album and how they fit in together, the early days of the band and where they fit in, musical growth and how much Within Destruction have left in them, their upcoming shows in Australia and more.Become a supporter of this podcast: https://www.spreaker.com/podcast/heavy-music-interviews--2687660/support.

With Melbourne property prices remaining subdued, the gap between rental costs and mortgage repayments has narrowed, which means first-time buyers, particularly renters, are finding homeownership more attractive and attainable.  This shift is leading to an unusual trend: renters are increasingly able to purchase their rented properties from their rental providers. Historically, while common to express interest, such transactions rarely materialised. Now, we're observing a shift where these intentions are frequently turning into successful property purchases. Jarrod is joined by Wakelin's property management expert and buyers' agent, Jordan Telfer, to explore this trend.

The Melbourne launch event celebrating the release of my book The Next Workplace was a treat! This time I was indulged in reminiscing over another of my favourite projects, and a featured Case Study in the book, Davidson, a national workplace performance firm. What's special about this client is that we have worked together on two projects now, Brisbane and Melbourne, and… this was the first time that Jacqui Whiteman, Davidsons COO, and I had met face to face!   Delivering Brisbane in the midst of the pandemic saw us experimenting with all the tech tools to continue to deliver our first-class service to our clients. With Melbourne following shortly after, and with their extended lockdowns, the entire Melbourne project has been delivered virtually.   This was a lovely opportunity for us to connect #IRL over a wine and reminisce, heading back to the very beginning, recalling the initial challenges that Davidson were facing in their space and the impact it was having on their people, their teams and overall business performance. Exploring the inspiration in their corporate values and social pillars, and the solution in the finished design, we then discuss the impact that the space has had and continues to have on their people, their recruitment, the cross-disciplinary collaboration and to their bottom line.   This is Part 1 in a 2-part conversation. Part 2 will follow in next weeks episode as Jacqui and I are joined by Kylie Baullo, Petrina Stewart and Dan Mottau for a panel conversation on all things work, people and place.   Melbourne is our second stop in the festivity's celebration the launch of the book. Having kicked off in Brisbane, we finished in Sydney. All of these conversations are being shared right here on the podcast, so if you've missed the first two episodes from Brisbane, head back and tune into those. All up there will be 6 episodes sharing all of the conversations from the evenings, with so many takeaways on how we can all elevate our experience of work.   LINKS Get your copy of Mel's new Book “The Next Workplace; Designing Dynamic Environments that Inspire Human Potential”   Connect with Mel Email | Insta |

Irish-trained and Australian-owned nine-year-old Twilight Payment will attempt to become the first horse to successfully defend a Melbourne Cup since Makybe Diva won her third in a row in 2005 in Tuesday's race at Flemington. The stayer will go into the 3,200-meter race having finished runner-up in the 2,800-meter Irish St. Leger, a placing that was one better than his final lead-in run in the same race last year. Part-owner Nick Williams says the St. Leger finish will be an advantage for Twilight Payment and British stayer Spanish Mission in their bid to beat Caulfield Cup winner and favorite Incentivise. "Our horse and Spanish Mission are proven over the distance at the absolute top level in the world," Williams said. "We'll see on Tuesday whether Incentivise is up to that level at that trip." Twilight Payment is the Melbourne Cup top weight with 58.5 kilograms (129 pounds) after being asked to carry 3 kg (6.6 pounds) more than 2020 as he tries to become the oldest winner of the race. Jye McNeil will ride Twilight Payment. "He'll roll forward again, that's the way he likes to race," Irish trainer Joseph O'Brien said of Twilight Payment. "He doesn't have to lead but he's very comfortable on the lead." Twilight Payment and Spanish Mission are the only overseas-trained horses in the race and they are the closest in betting to Incentivise. Twilight Payment drew Barrier 2 while Incentivise will need to overcome a wide barrier after drawing Barrier 16 in the 24-horse race. Incentivise, to be ridden by Brett Prebble, has won his past nine starts. Craig Williams has been booked to ride Spanish Mission. Incentivise trainer Peter Moody said his horse has taken it easy in training since his win in the 2,400-meter Caulfield Cup on Oct. 16. "He's done everything asked of him . . . very little fast work, he hasn't needed it," Moody said. "Fitness levels are very good and health and well-being are very good." With Melbourne only recently coming out of a lengthy lockdown due to COVID-19, Flemington, which can accommodate up to 120,000 race-goers, will be restricted to 10,000 fully-vaccinated spectators. The forecast is for dry weather and a high of 30 degrees Celsius (86 Fahrenheit) for the race first held in 1861.

A new stuff up has emerged from the deadly hotel quarantine program as those who were tested for blood glucose could have been exposed to HIV and hepatitis. With Melbourne being a haven for all things clubbing and house related at the moment, the corresponding plethora of DJ's and producers that compile the scene are making their mark outside, and spreading the Melbourne gospel further afield. One of the most exciting of these producers is Griffin James, aka Francis Inferno Orchestra, who in the last 6 months has been kicking up a whirlwind of attention in the last few months due to his own slick productions and growing listenership on Soundcloud. Ringing endorsements have come in the form of luminaries such as Mark E spinning his tracks, not to mention the likes of Soul Clap queuing up to do remixes, while Resident Advisor also pointed him out as the one to watch coming out of Melbourne. As a DJ, his Melbourne Deepcast Set was a blistering showcase of his mature appreciation of the finest in house, a sensibility he clearly carries into his production a-game, exhibited by two of this years finer releases, ‘So Divine' and ‘Meet Me In Salt Lake City'. His production midas touch certainly belies his age, and the appetite for more has definitely been whetted. Thankfully for the House Of Disco, FIO has taken some time out to give a wuick interview on his approach to production and DJing, the Melbourne scene and cap on some of his main influences. He's also kindly put together a guestmix of some choice cuts for us to enjoy… Make sure to check it out!
