My guest this week is Linda Carroll, author of the recent book, Love Skills: The Keys to Unlocking Lasting, Wholehearted Love (affiliate link). This is an important conversation for any time, and it may be especially important now as so many of us are social distancing on the one hand but are also with our partners 24/7. This can be great, and also presents challenges, and opportunities to work together toward a stronger union. In her dotcom days she recalls working 100-hour workweeks. “I loved what I was doing, but I had absolutely no life,” she says. “And at one point, I even hid the fact that I was five months pregnant to the investors who ultimately gave us several million dollars to get our dotcom off the ground.” “It was after going back to work only eight days after the birth of my first child, I knew there had to be a way for smart female professionals to launch their dreams without losing their minds,” she says. So, she resigned from her high-powered, well-paying position to begin the journey to find the solution to help women entrepreneurs do what they are called to do but enjoy a balanced and fulfilling life as well. Linda and her strong-willed daughter, Lindsey, a high functioning young adult with intellectual disabilities, always had a complicated relationship. But when Lindsey graduated from high school at nineteen, she got a job at a Goodwill and she moved into a cottage in her parents’ backyard. Linda believed that the worst was finally behind them. Life proved not to be so simple. Linda and I will be discussing topics that go well beyond raising a child with disabilities. We will explore issues of universal interest, such as learning to accept what life hands us, seeing humor in the tragic, and slowing down to appreciate the beauty of the moment. The following is a taste of Linda’s wise and often wry points of view about life. Q: What was one of the most difficult things you faced as the mother of a young adult with disabilities? Linda: It was a rude awakening for me as a mother of a daughter with disabilities that we don't have a lot of power once they turn 18. I had lots of fantasies about going and grabbing her and bringing her home [when Lindsey had run off with a man twice her age]. But if you raise your children to be independent people, the decisions they make are not always going to be in agreement with what you thought they should be. Q: How did you learn to accept the disabilities of your once perfectly healthy baby? Linda: Life is a process. I don't think when you're handed a child with special needs that you can experience acceptance at that moment. For me it was a really long process of learning to accept that Lindsey will probably end up in a group home. Q: As a child, you always had “your eye on the prize,” determined to achieve your goals for the future. How has this changed for you over time? Linda: Sometimes you need to turn around and look behind you and see how far you've come and how beautiful the journey has been. Even if it's been tough, it's still a beautiful journey. Q: I'm wondering what you've learned about yourself over the years as you've dealt with all of these challenges in raising and, in fact, still needing to support a daughter with disabilities. How has it helped you understand in a deeper way who you are? Linda: I'm more at peace with Lindsey's challenges than I've ever been. I've come to the conclusion finally that the decisions Lindsey makes are Lindsey's decisions. They are not really a reflection on my parenting. And Lindsey has certainly taught me some lessons that I didn't even know I needed to learn such as patience, and to find laughter in some of the silly, little things. When I ask if there’s one last thing she’d like our listeners to hear, Linda says, “I truly believe that raising a child with disabilities isn't probably going to be the journey you expected it to be. This episode looks at assessments from the perspective of a talent acquisition leader and asks the question-- Do talent acquisition leaders really care about assessments?http://talentgrowthadvisors.com/ According to Linda- understanding the space given to assessments by talent leaders requires that one really understands what keeps them up at night. Unfortunately, the answer to this question is not a simple one. Pain points in the hiring process are often the result of many factors converging in a “perfect storm”. Placing all the blame on one component (i.e., ATS, assessment, background check, etc.) will not fully remove the pain. In many cases the TA process and workflow is like Frankenstein’s monster- a bunch of stitched together parts moving awkwardly together. Fixing challenges faced by TA leaders requires a holistic evaluation that applies a supply chain mentality to the entire process and its components. When one considers all of the various moving parts that are needed to create a successful hiring process- assessments far from the first thing that comes to mind.To succeed with an assessment program- one has to embrace the fact that a good hiring process is much bigger than just putting a good assessment in place. So what part of the big picture is giving talent leaders fits?According to Linda- it starts with our current labor market. It is a candidate’s market right now and the simple fact is that the supply of talent cannot keep up with demand. This is the lens through which a talent leader sees assessments.With candidates in short supply- you have to make sure you are attracting talent, not repelling it. This calls for a focus on brand management. The standard method for recruitment brand management has been an employment page with stock photos and videos that all end up looking the same.In today’s market - a targeted, differentiated approach to branding is a must. Talent leaders be creative and resourceful enough to find ways to target ideal candidates and surprise and delight them. Every decision about what goes into the process and how it is packaged is a balancing act that requires leaders to make decisions that will not upset and repel prospective applicants.This message sounds like really bad news for those pushing for assessments, but it is far from a death knell. One just has to respect the fact that he labor market shapes the box that assessments must fit in when it comes to engaging talent leaders. Any assessments used must not disrupt the apple cart when it comes to attracting talent and compelling them to complete your application process.So what are the rules exactly?From an operational standpoint- the assessment has to fit a supply chain mentality. It must be tightly integrated into the process and the right data must be delivered to the right place at the right time. From a candidate perspective - there must be a compelling reason for the assessment, the assessment must be short, and it should speak to the uniqueness of the employer’s brand.Even meeting the above criteria does not guarantee the acceptance of an assessment into the workflow. Ultimately- it boils down to the role itself, what the competition is doing, and the difficulty faced in filling openings. A wonderful human being in Linda Fragomeni rocks the mic for episode 11 of Beneath the Surface. Linda Hill brings a winning combination of attributes to the competitive field of recruitment: comprehensive academic training, practical business experience, people skills and accountability. Linda was born and raised in Cape Town, South Africa. She graduated from Stellenbosch University with a four-year degree in education, majoring in art, and then spent some time in the United States on an exchange programme. On her return to South Africa she added a Public Relations diploma to her credentials. In 1996 she moved to London, where she decided to expand her interest in health and beauty. After obtaining the industry's respected CIBTAC and CIDESCO diplomas she worked at salons and spas, lectured beauty therapy at a college in London, and then took up the position of Health and Beauty Manager at a chain of health clubs in London. She honed her recruitment and business skills as Acting General Manager for the chain, and set up her own recruitment agency in 2004.
