Twixt Land and Sea by Joseph Conrad audiobook. While the central figures in each of the three stories in this collection are sailing captains, the main action in two of them takes place on land, albeit in sight of the sea. In 'A Smile of Fortune', a naive young sea captain falls into grave moral peril when he locks horns with a wily ship chandler in Mauritius. In 'The Secret Sharer', a newly appointed sea captain is confronted with an altogether different kind of challenge when he attempts to haul in a rope ladder over his ship's side one evening and finds it much heavier than usual. In 'Freya of the Seven Isles', Jasper Allen, the captain of a lovely little brig, floats on a cloud of love, expecting soon to marry Freya, the daughter of an East Indies plantation owner, and not taking seriously the pretentions of an older Dutch naval officer who sees himself as Jasper's rival. The depth of psychological insight in these stories is variable, but each is a gripping and suspenseful example of Conrad's magazine fiction in the years immediately preceding the Great War. You have done an excellent job as a salesperson, hitting your numbers and getting a strong reputation as a “producer”. The big bosses like the cut of your jib and decide that they will promote you into the role of player/coach to lead the sales team. No training is provided of course. It assumed that as you know how to get results, you can just sprinkle your pixie dust on the rest of the crew and clone those good outcomes. The first thing you discover is that what made you awesome, is different to what will work for the rest of the team. “Do what I do” sounds highly reasonable, except they are not you and it doesn't seem to work for them. You have your own clients too, so you are pretty busy trying to get the revenues in the door. The amount of time you have to spend leading the sales team is limited. They keep producing at the same rate, you now have a lot of non-sales stuff to get done as well and your workload seems to keep going up. The annual targets keep going up too and in two years time, you find yourself fired, because your team didn't get to their number. You are held accountable and so you are replaced. The same cycle then kicks in again for your successor. None of the big bosses lost their job by the way. You found you were stuck between your role as a leader and your role as a producer – you found you were twixt and tween two contesting goals. So, what is the sale's leaders job then when you have your own targets? Leverage is the key to success here. If we can help our team members be more successful, then we will be able to hit the team target. We absolutely need to provide opportunities for training the crew. It could be formal training aimed at substantially raising sales capability and technique or something simpler. By the way, the time to ask for a training budget is when the bosses first offer you the job. This is the moment of the most influence with the training budgeting decision. Having sales training professionals come in substantially speeds up the process and in the long run, saves you a lot of time and effort. Once you start the job, you may find the hierarchy just expects you to get on with it and they are not prepared to financially support your success. They are in that “harvest” rather than “invest” mode. So push them hard to support your success. The worst result is they don't agree, you turn down the job and they put someone else in that role. You will just keep producing and getting paid well for doing so. In two years time the job will be available again. However, if you still want to take the offer and step up, even if you are unsuccessful getting any training budget out of them, there are still some things you can do. You personally may have benefited from the stars aligning for you in sales and you may have never had any training either. As the leader you need to study sales and understand the basics. Your personal flair or talent no doubt, will not have been sprinkled across the team and they need to absorb the basics. To do that you need to master the basics first yourself, so that you can educate yourself, to be able to teach them. Have everyone read an excellent tome on selling and form a type of reading club. This is a cheap and good idea. It gets everyone on the same page and it creates a common vocabulary of sales. This will make the communication of concepts and practices much more effective. You will have a number of critical points to check on, to see if they are doing their sales role professionally. It will also assist to align the direction of the team. Role plays at the start of the day, to practice on each other, are a vastly better idea than letting salespeople practice on the clients. These role plays need to be supervised however and the salespeople need feedback in order to improve. Tell them what they are doing that is “Good” and then tell them how they can make it even” Better”. This type of positive feedback is vastly superior to criticising people. If you ignore this advice and you prefer to critique your people, you will find you are either driving up their resistance to you or driving down their confidence to do the job. Visits with the salespeople to their clients, to watch them in action, are also a good practice. Obviously, there is a limit to this, because of the time involved, but from time to time, this is a good idea. In this way you find out their issues and after meeting the client together, you can give them good/better coaching feedback to help them improve. The temptation is to see all of this as taking time away from your own sales. That is true, but if we understand leverage, then we can trade our time for bigger, scalable results. If we have ten people in our team working eight hours each, they collectively put in eighty hours a day. As a group they will always be able to sustain the work hours being put in, compared to what we as an individual can do. How many twenty-hour work days do you think you will get through, before you start to have major psychological and physical issues? If we can get their eighty hours a day working well, then the scale capacity comes into our favour. It will justify the time we give up for them in multiples of revenue return.

This episode contains two phone interviews with Ian McLagan. Mac, as he was known, was a member of the Small Faces. When Steve Marriott left the band to form Humble Pie with Peter Frampton, The Small Faces hired on Ronnie Wood (Rolling Stones) and Rod Stewart; thus becoming The Faces.When The Faces broke up in '75, Mac toured as a sideman to The Rolling Stones, Bob Dylan, Bonnie Raitt, Rod Stewart, and Billy Bragg. I got to know him a bit through the interviews. We met several times including a four-day spree at South-By-Southwest. He was a delightful man and it was a joy to get to know him a bit. Other members of the band included drummer Kenny Jones played with The Who for a bit. Bassist Ronnie Lane did a duets album with Pete Townshend (while living in his back garden at The Twixt). Ronnie Wood joined the Rolling Stones, and Rod Stewart focused on his solo career. In this episode we look at the career of the Iceman himself, Val Kilmer! Kilmer broke onto the scene with the comedy flicks TOP SECRET! (see our Best Movie You Never Saw of that HERE) and REAL GENIUS before taking flight with Tony Scott's TOP GUN. From there, Kilmer took up the sword as Madmartigan in WILLOW before landing a stream of great roles throughout the 90s, including THE DOORS, THUNDERHEART, TOMBSTONE, BATMAN FOREVER, HEAT, THE GHOST AND THE DARKNESS and THE SAINT. While he never had another era as strong as that, Kilmer dipped in and out with some really solid work, including the criminally underrated THE SALTON SEA, WONDERLAND, SPARTAN and of course, KISS KISS, BANG BANG. From there, things got a little hazy for Kilmer and his health took a turn for the worse. He popped up here and there, working with TOP GUN's Tony Scott again in DEJA VU, started playing Mark Twain on stage, did some voice-over work, some TV appearances and even made a lesser-known flick with Francis Ford Coppola called TWIXT. While not everything he's done in his later years is as strong, credit is due to Kilmer for remaining a consumate professional in his craft and fighting through his own health scares to continue doing what he loves, even getting a return to the franchise that started it all for him, TOP GUN: MAVERICK. Bruce Dern's tremendous career is made up of playing both modern day heroes and legendary villains. Through decades of critically acclaimed performances, Bruce has acquired the reputation of being one of the most talented and prolific actors of his generation. A celebrated stage actor, Bruce was trained by famed director Elia Kazan at The Actor's Studio and made his film debut in Kazan's "Wild River" (1960). In the 1960's, Bruce also found success as a distinguished television actor. He appeared regularly in contemporary Western TV-series as well as Alfred Hitchcock's television series. Hitchcock was such a fan of Bruce, he cast him in both "Marnie" and, "Family Plot" (Hitchcock's final film). During the 1960's, Bruce went on to work with director Roger Corman and appeared in several of his classic and decade defining films including "Wild Angels." He received critical success for films such as "They Shoot Horses, Don't They?" and "Drive, He Said" and went down in history for his role as Long Hair in "The Cowboys" in which he became the first man ever to kill John Wayne. Bruce went on to star in such classic films like "The King of Marvin Gardens" with Jack Nicholson and Ellen Burstyn as well as playing Tom Buchanan in "The Great Gatsby" (for which he received a Golden Globe nomination). It was his brilliant and powerful performance in Hal Ashby's "Coming Home" that earned him both an Academy Award® and Golden Globe nomination. Bruce co-starred with Charlize Theron in "Monster", one of the most critically acclaimed independent films of all time, and he can also be seen on the HBO series "Big Love." Most recently Bruce has worked with iconic directors Francis Ford Coppola in "Twixt" and Quentin Tarantino in "Django Unchained." Other credits include: "Hush...Hush, Sweet Charlotte" with Bette Davis, Douglas Trumball's "Silent Running," Michael Ritchie's "Smile," "Middle Age Crazy" with Anne Margaret, Jason Miller's "That Championship Season," "Tattoo" with Maude Adams, "The 'Burbs" with Tom Hanks, "The Haunting" with Catherine Zeta Jones, Billy Bob Thornton's "All The Pretty Horses," Bob Dylan's "Masked and Anonymous," "Down in the Valley" with Edward Norton, "Astronaut Farmer" with Billy Bob Thornton and "The Cake Eaters" with Kristin Stewart. LISA BIALES who is known for her clear-as-a-bell singing voice, has been dubbed, fittingly, “Belle of the Blues.� This Ohio native over the past several years has been busy recording and singing the Blues. She released her 9th album which has been nominated for a Blues Blast Music Award for Acoustic Blues Album. Francis Ford Coppola enjoyed a Lisa Biales performance so much so that he cast her in his film, “Twixt,� where Biales portrays a waitress named Ruth (and *Bonus) she picks up the guitar and sings.� THE BAREFOOT MOVEMENT have been making waves in the folk world since the release of their 2011 debut album. Hailing from Johnson City, Tennessee, this ensemble mixes original and traditional numbers, complete with all the elements that make up the Barefoot sound: lush harmonies, thoughtful instrumentation, and memorable melodies. The band are award winners at the 2013 Telluride Bluegrass Festival and were asked by the American Embassy to perform in Burkina Faso, Africa. The band has just released a new EP of traditional songs they sing in concert that are fan favorites.

LURRIE BELL is a legend of the Chicago blues scene. Born in 1958, the son of famed blues harmonica player Carey Bell, Lurrie picked up his father's guitar at age of five and taught himself to play.In addition, he grew up with many of the Chicago blues legends around him. Eddie Taylor, Big Walter Horton, Eddie C. Campbell, Eddie Clearwater, Lovie Lee, Sunnyland Slim, Jimmy Dawkins and many more were frequent visitors to his house. They all helped to shape and school him in the blues, but none as much as his father's long-time employer Muddy Waters. By seventeen Lurrie Bell was playing on stage with Willie Dixon and soon formed The Sons of Blues band and toured with Koko Taylor. 'The Devil Ain't Got No Music,' is Lurrie's latest. It's a collection of acoustic blues and gospel songs that recollect the music he often played with his dad and at church in Mississippi and Alabama as a child. LISA BIALES is a soulful songstress, performer, and recording artist who weaves a tapestry of Americana, jazz and blues inspired folk. A native of Ohio, Lisa grew up in a musical family and began her career as a performing songwriter at the age of thirteen. Lisa has independently released six albums of music under her own Big Song Music label including her latest 'Just Like Honey' which was produced by WoodSongs alum EG Kight. Lisa also makes her film debut this year in Academy Award-winning director Francis Ford Coppola's new film,Twixt.
