    High sensory intelligence — also known as high sensitivity, or sensory processing sensitivity — is a trait shared by 20-30% of the global population. And yet, misunderstood and wrongly stigmatized, it's one of the best-kept secrets in the corporate world, especially among leadership. High sensory intelligence is a form of neurodiversity, although it's neither a diagnosis nor a disability. It simply means our brains are wired differently. With that different wiring comes an array of superpowers — including empathy, intuition, an understanding of nonverbal communication and energy, an unusual ability to see both the big picture and the details, a high level of conscientiousness and high standards of quality, among others — that help leaders read a room, think strategically, and inspire and generate loyalty within and outside of their organizations. In other words, ideal leadership qualities. And yet, the trait comes with challenges, too. Research has shown that highly sensitive brains optimize for group outcomes rather than individual success. These leaders are driven, but they tend to prioritize everyone and everything but themselves. This is especially true for women leaders, given the way most of us have been socialized. They struggle with setting, communicating and maintaining boundaries. They may be afraid to say no. And while they're usually willing and eager to advocate on behalf of others, they often lack the confidence to speak up for themselves. So they take on everything, they take care of their teams, and they work extra-long and extra hard to ensure that they get their own work done, too.     Since Richard was 16 he's been fascinated with the concept of happiness, first his own and then how he could make others happy. His personal journey took him around the world before settling in Gran Canaria in 2001. While still struggling to find the secrets of happiness, in 2014 he read 2 books: Start with Why and Let My People Go Surfing. And he realized what fulfilled him was helping others and making them happy. So in 2014 he set up a company whose main KPI was team and client happiness. He had a theory ... if he built a company where team and client well being was the priority then collaboration, innovation, etc would naturally happen and success would consequently follow. The problem was, in retrospect, he had no idea how to make his team happy. So, over the last 10 years he's studied the science of happiness in the workplace and applied it in his own company. He's learned that free breakfasts and gym membership aren't as important as feeling safe to share ideas and have a purpose. He's learned about ownership and community and the importance of feeling you can grow. In 2022, with revenue near 2m and a team of almost 50, he handed over the role of CEO so he could spend more time with his family and share the knowledge he's learned with the rest of the world. Now he teaches leaders how to make their teams happier. He shows companies what makes people happy at work, how to measure it and what they need to do.     We often make the mistake of thinking about companies/corporate entities as if they are machines with parts that we can replace when they aren't working the way we want them to. Organizations are made up of humans and are more like the human body than like machines. All the people, departments, and programs must work together for it to survive. It is more effective to see organizations as living things that can learn and grow and that can heal from injury or sickness, because organizations can experience trauma just like individual people can. To do this, we need to apply systems thinking, which simply means understanding that everyone is connected to each other in a system. For the system to do its work effectively, everyone needs to be on the same page about basic mission and values, even while each person is doing something different. Systems thinking encourages us to look at events and patterns by focusing on the connection and relationship between the system's parts instead of only looking at the individual parts in isolation. To do this, we need to recognize system problems rather than applying the machine mentality to problem solving.

    What does it mean to be an HSP, or a Highly Sensitive Person is and what is not part of the trait? Also for non-HSP's, how do you recognize an HSP and what they need? It is important to have an understanding of the trait, as well for the HSP but also for the non-HSP. If you have HSP's in your organization and give them the right kind of support (they don't need any special accommodations necessarily) they will be of great value for your organization or to your team. What is important for HSP's when they are in leadership roles, is to have great self awareness and knowledge. HSPs often live and lead by the norms that non-HSP's have created, which creates more stress and eventually burnout for HSP's. This means having good boundaries and a good self care routine. To do this you need to know what it is that you need, what makes you thrive, and what keeps you from being effective and successful at work. This in turn requires flexibility and having a mental fitness routine in place. Just as a person goes to the gym to have a healthy body, you can have a mental fitness routine to be in charge of your HSP mind and how it impacts your work. Learn tips on how to avoid letting your subconscious rule your decisions, how to deal with setbacks, and be more resilient. Learn to use your sensitivity, intuition, and empathy as tools instead of allowing them to overwhelm you.     As many of us have experienced, when topics such as microaggressions and racism come up people get uncomfortable, often getting defensive or withdrawing completely. If we want workplaces that are truly equitable and diverse, that address the structures and attitudes that contribute to so many voices not being heard, we have to be able to talk openly about these topics in ways that everyone can stay present to the discussion. Non Violent Communication (NVC) offers us a transformative way of thinking about the world and connecting with other people, that moves us away from dichotomous, moralistic thinking. It helps us gain clarity on what actions are serving life - making this world one that works for all - and which actions are too costly in their impact. We can differentiate the action from the actor. We can work to change painful strategies to more life-serving ones without denying anyone's humanity. In her book, How to Have Antiracist Conversations: Embracing Our Full Humanity to Challenge White Supremacy, Roxy offers the Authentic Dialogue Framework that helps people to have precisely these kinds of conversations. Utilizing Dr. Martin Luther King's Beloved Community vision and the tools and approach of Nonviolent Communication, people in the workplace will be empowered to create change and equity through fierce yet compassionate dialogue against racism and other forms of systemic oppression. With this approach people will learn how to notice the underlying needs and values that motivate all human actions and how those values can open up pathways to transformation. They will also learn how to engage in antiracist conversations whether they are the Actor (the person who says or does something racist), the Receiver (the target of racism), or the Bystander. Implicit biases begin forming before we have language and are deeply rooted in the subconscious. By combining neuroscience, introspection, and self-compassion, one can disrupt unconscious patterns. The accompanying handbook, The Antiracist Heart, co-written with Sarah Peyton, applies neuroscience exercises, questionnaires, and journaling prompts based on the main book to support just this kind of disruption. Workplaces, and their leadership, that have received the training and support to have a common way to talk together and address such topics based on their broadened awareness will then have a better chance of hearing from everyone and understanding dynamics that stand in the way of all members of the team contributing to their highest potential thus moving the overall aim of the organization forward.
