Avec un front qui s'enlise et une armée russe qui s'est emparée de la cité industrielle d'Avdiivka, près de Donetsk, l'armée ukrainienne est en difficulté. Elle manque de munitions et peine à regarnir ses rangs. Un projet de loi sur la mobilisation est en cours de discussion au parlement. Il fait l'objet de vifs débats au parlement, comme au sein de la société, où les volontaires pour rejoindre le front se font de plus en plus rares. De nos envoyés spéciaux en Ukraine,Il tient un fusil automatique pour la première fois de sa vie. Grigori, designer de 33 ans, suit une formation au maniement des armes, destinée aux civils. Sans attendre l'ordre de mobilisation qui, il en est persuadé, finira par arriver, il prend les devants : « Si on regarde la réalité en face, on comprend qu'il est indispensable de se préparer parce que la guerre va se poursuivre. En plus de la préparation physique et théorique, il faut aussi se préparer psychologiquement. Le fait d'acquérir des connaissances pratiques rend peu à peu les choses plus faciles dans ma tête et je serai alors prêt pour faire la guerre ».Loin du front, un air d'insouciance dans le centre historique de Lviv. Un homme en tenue militaire marche d'un pas décidé. L'officier, au nom de code Gourmet, suit une formation de quelques jours dans la ville de l'ouest de l'Ukraine, avant de repartir sur le champ de bataille. La société, dit-il, doit contribuer à regarnir les rangs de l'armée : « Les ressources humaines s'épuisent. Je ne peux pas dire qu'on ait subi des pertes colossales, mais on ne peut pas les nier. Il faut recruter. Et puis, nous aussi, on aimerait pouvoir se reposer. On n'a pas eu de rotation depuis deux ans. On a besoin de gens. On a aussi besoin d'armes, mais sans les gens, on ne s'en sortira pas ».« Mon seul espoir, c'est le travail »Le projet de loi sur la mobilisation en discussion à Kiev provoque de vifs débats au sein de la société ukrainienne : l'absence d'avancée, voire les reculs de l'armée ukrainienne n'incitent pas à l'optimisme, les volontaires se font rares, les autres tentent de se faire tout petits, à l'exemple d'Andrii, la quarantaine : « Il n'y a pas assez d'armes, de munitions, d'équipement, je ne veux pas aller défendre le pays à poil, pardonnez l'expression. C'est juste suicidaire. La mobilisation aujourd'hui, ça revient à désigner de la chair à canon. Au travail, on est en train de mener des négociations pour que les employés puissent obtenir un report de la conscription. Les chefs d'entreprise peuvent aussi demander des reports pour certains de leurs employés, considérés comme essentiels dans la limite de 50% de leurs effectifs. À Kiev, on s'interroge sur les conséquences économiques d'une éventuelle mobilisation à grande échelle pour le pays. Il s'agit de trouver un équilibre entre la nécessité d'attirer de nouveaux soldats et celle de maintenir l'économie et l'industrie à flot. Nous ne connaissons pas encore la version finale du projet de loi, il est donc difficile de dire quelles seront les conséquences, mais je pense qu'en tout état de cause, nous devons nous attendre à un renforcement de la mobilisation, qui doit permettre un plus grand afflux de personnes dans l'armée ».Sur les 4 300 collaborateurs de l'entreprise, 100 sont partis combattre, 9 ont déjà été démobilisés, certains ayant notamment atteint l'âge de 60 ans, selon la direction des ressources humaines. Anticipant un manque de personnel, la direction du groupe a commencé à proposer à ses employées féminines des tâches effectuées d'habitude par des hommes.« Aujourd'hui, presque tous les employeurs s'efforcent d'introduire plus de mixité dans la gestion des métiers, c'est-à-dire d'impliquer les femmes dans ces processus afin de couvrir les besoins de l'entreprise, explique Dmytro Tovstoloug, directeur des ressources humaines d'Auchan Retail Ukraine.
