In this show, we explore the nuance, and sometimes vague aspects, of culturally responsive learning and how that intricately ties to research and practice. SDT is a widely research theory for how people are motivated. The premise is that all humans have three basis psychological needs (autonomy, competence, and relatedness). When those needs are met, one is more likely to be intrinsically motivated toward a task. When they are undermined, one is like to be more extrinsically motivated, or not motivated at all. The theory was initially devised and studied by Edward L. Deci and Richard M. Ryan while they were at the University of Rochester. Motivation är en kraftfull positiv drivkraft när den riktas rätt. Så hur stärker vi den på jobbet?Att vara motiverad och ha ett eget driv inför uppgifter i vardagen hjälper oss och får oss att må bra. Men motivation är inte en egenskap. Det är inte så att vissa är motiverade medan andra är det. Möjligheten att vara motiverad finns inom oss alla.Hur stärker man motivationen?Vi ställde frågan hur man kan stärka sin egen och andras motivation till Magnus Lindwall, professor i psykologi på Göteborgs universitet. Han är särskilt inriktad på hälsopsykologi och där ingår också att studera mekanismerna bakom motivation, det som driver oss att vilja utföra aktiviteter och beteenden.Självbestämmandeteorin (SDT)Magnus har framförallt forskat på det som kallas självbestämmandeteorin, på engelska Self Determination Theory (SDT). Teorin utvecklades av psykologerna Edward L. Deci och Richard Ryan och finns beskriven i populärformat i boken Why we do what we do – understanding self-motivation. Tillsammans med Olof Röhlander har Magnus Lindwall nyligen gett ut den svenska boken Motivationsrevolutionen – från temporär tändning till livslång låga.Motivation kommer inifrånEnligt självbestämmandeteorin är inte motivation något vissa människor har mer av och andra mindre av. Det är inte heller något en person kan ge en annan. Det är något som finns inneboende i en person och det handlar inte om kvantitet utan om kvalitet.Inre behov – inte morot och piskaMånga tror att människors motivation och beteenden styrs av morötter och piskor, alltså belöningar som lockar oss eller hot som väcker vår motvilja. Men enligt självbestämmandeteorin är det tre grundläggande behov som styr oss:att få känna sig kompetentatt ha någon form av självbestämmandeatt känna tillhörighetDet som är viktigt att tänka på är att yttre belöning kan kväva den inre motivationen. Det är inte alltid bra att ösa på med bonusar, löneökningar och höga mål – det kan faktiskt göra att den inre drivkraften minskar.Relationer och dialog är nyckelnVad ska man göra då? Jo inventera behovstillfredsställelsen hos sina medarbetare. Vad innebär det för var och en att känna samhörighet, kompetens och självbestämmande? Det kräver att man odlar relationerna på jobbet och har en pågående dialog. Ledarens roll är inte att bara släppa taget. Självbestämmandet behöver visserligen bygga på viss frivillighet men det kräver också ramar. För att vi ska känna oss kompetenta behövs en struktur som kan stötta oss i jobbet. Och ska vi känna tillhörighet behövs det någon som lyssnar och visa genuint intresse för det vi gör om dagarna.Balans mellan kontroll och stödVi ogillar att känna oss kontrollerade men chefer har förstås ett behov av att följa upp medarbetares arbete. Att bara ge oändliga valmöjligheter och ingen struktur leder bara till kaos. Vi behöver hitta rätt balans mellan kontroll och stöd. "The Role of Autonomy in Motivational Processes" by Edward L. Deci, Richard M. Ryan, and Richard Koestner is another important study that investigates the role of autonomy in motivation. It shows that when individuals feel a sense of autonomy and control over their own actions, they are more likely to be intrinsically motivated and engaged in their activities. Genoeg dingen waarin Matthijs de ruimte laat om zelf te onderzoeken. Een bekend onderwerp waar we het al vaker over gehad hebben. Als leider een belangrijk onderwerp. Praktische tips in de interventies. Boek is opgedeeld in 4 delen Goed werkVan theorie naar jouw praktijkGoed werk mogelijk makenInterventiehoofdstukken Een krachtige samenvatting van het boek vind je op pag 31 en 32: Autonomie - is het ervaren van eigen, vrije keuze, het zelf bepalen wat en hoe je doet, denkt en voeltVerbondenheid - is de ervaring van verbinding met andere mensen, erbij horen en gewaardeerd wordenCompetentie - gaat om het ervaren van meesterschap en effectiviteit in de dingen die we doenPurpose - is het kunnen ervaren van zingeving, voldoening door bij te dragen aan iets dat waardevol is Goed werk Een introductie in wat volgens Matthijs goed werk is. Het is belangrijk voor leiders om te werken aan goed werk. Voor Matthijs is goed werk floreren en presteren, met als fundament de menselijke basisbehoeftes, de vier onderwerpen van het boek. De basisbehoeftes voor goed werk vind je in de zelfdeterminatie theorie van Edward L. Deci en Richard M. Ryan (Wikipedia) Van theorie naar jouw praktijk Mensen floreren als de omstandigheden goed zijn. De basis moet dus goed georganiseerd zijn, zoals psychologische veiligheid, beloning, werkplek. Intrinsiek gemotiveerd of niet? Extern stimuleren door straffen en belonen wordt nog steeds veel gebruikt. Terwijl duidelijk is dat intrinsiek gemotiveerd beter werkt. Het is niet heel ingewikkeld om dit te organiseren(waarden, leuk vinden, plezier en voldoening). (zie fig1 op p29) De missie is behoeftebevrediging van de medewerkers en autonomie geven is een goed begin. In het kader op pag 31-33 vind je een duidelijker samenvatting van de basisbehoeften die zorgen voor intrinsieke motivatie. Volgens Matthijs draait goed werk om de balans tussen taakeisen en hulpbronnen. Hier gebruikt hij het Job Demands-Resources model (JDR-model). Wat volgens ons in horizontale organisaties als vanzelf betere georganiseerd wordt, omdat de teamleden zelf de rollen en taken kiezen en zelf over de bronnen besluiten. Goed werk betekent dat meer mensen floreren en werkgeluk ervaren, waardoor ze beter presteren en er minder uitputting en burn-out is. Ga het experiment aan van goed werk en kijk ook naar meer horizontale organisaties. Goed werk mogelijk maken Dit deel gaat over de stijl van leiderschap die bijdraagt aan het vervullen van de basisbehoeftes. Het gaat er dus om wat jij als leider te doen hebt zodat de medewerkers floreren. Leider wordt hier vooral gezien als manager, iemand die boven het team staat. Hierdoor krijg je aanwijzingen die wat krampachtig aanvoelen voor ons: Maak verbinding en begrijp de anderLaat de ander bepalen en meepraten - psychologische veiligheid vergrotenBekrachtig mensen InspireerEen betere wereld begint bij jezelf It's the system, stupid! - Natuurlijk is het het systeem. Wat kun je veranderen zodat het bijdraagt aan de basisbehoeften in het werk? Het belangrijkste element is de psychologische veiligheid vergroten. Vraag wat de behoefte is en stem af op het individu. Mensen maken zich zorgen in onzekere tijden. Neem die zorgen weg met baanzekerheid, goede beloning, en op maat oplossingen die passen bij de situatie van het individu. Interventiehoofdstukken Dan volgende interventies, voorbeelden van dingen die je kunt doen om de basisbehoeften te realiseren. Hier valt opnieuw op dat het vooral uitgaat van een horizontale structuur. Organizational incentives are tricky, in at least eight counterproductive ways. This episode of Management Muse is inspired by "On the Folly of Rewarding A, While Hoping for B," a timeless article written by Steven Kerr in the 1970s, this episode provides eight classic examples of incentives that frequently are either misplaced, distorted or internally inconsistent: 1. Demanding teamwork but rewarding individual achievement. 2. Valuing diversity but continuing to hire the same types of people. 3. Encouraging merit and excellence, but doling out paltry, across-the-board increases that reward no one. 4. Rallying employees to show customer love, but internally communicating dismissiveness or disrespect towards those very same customers. 5. Asking for innovation and experimentation but executing on trusted old ideas. 6. Claiming to value women in the workplace, but perpetuating schedules and policies that disadvantage them. 7. Asking for loyalty to the organization, but rewarding free agency. 8. Asking for candid feedback but responding much more positively to butt-kissing. Motivation är en kraftfull positiv drivkraft när den riktas rätt. Så hur stärker vi den på jobbet? Att vara motiverad och ha ett eget driv inför uppgifter i vardagen hjälper oss och får oss att må bra. Men motivation är inte en egenskap. Det är inte så att vissa är motiverade medan andra är det. Möjligheten att vara motiverad finns inom oss alla. Hur stärker man motivationen? Vi ställde frågan hur man kan stärka sin egen och andras motivation till Magnus Lindwall, professor i psykologi på Göteborgs universitet. Han är särskilt inriktad på hälsopsykologi och där ingår också att studera mekanismerna bakom motivation, det som driver oss att vilja utföra aktiviteter och beteenden. Självbestämmandeteorin (SDT) Magnus har framförallt forskat på det som kallas självbestämmandeteorin, på engelska Self Determination Theory (SDT). Teorin utvecklades av psykologerna Edward L. Deci och Richard Ryan och finns beskriven i populärformat i  boken Why we do what we do - understanding self-motivation. Tillsammans med Olof Röhlander har Magnus Lindwall nyligen gett ut den svenska boken Motivationsrevolutionen - från temporär tändning till livslång låga. Motivation kommer inifrån Enligt självbestämmandeteorin är inte motivation något vissa människor har mer av och andra mindre av. Det är inte heller något en person kan ge en annan. Det är något som finns inneboende i en person och det handlar inte om kvantitet utan om kvalitet. Inre behov - inte morot och piska Många tror att människors motivation och beteenden styrs av morötter och piskor, alltså belöningar som lockar oss eller hot som väcker vår motvilja. Men enligt självbestämmandeteorin är det tre grundläggande behov som styr oss: att få känna sig kompetent att ha någon form av självbestämmande att känna tillhörighet Det som är viktigt att tänka på är att yttre belöning kan kväva den inre motivationen. Det är inte alltid bra att ösa på med bonusar, löneökningar och höga mål -  det kan faktiskt göra att den inre drivkraften minskar. Relationer och dialog är nyckeln Vad ska man göra då? Jo inventera behovstillfredsställelsen hos sina medarbetare. Vad innebär det för var och en att känna samhörighet, kompetens och självbestämmande? Det kräver att man odlar relationerna på jobbet och har en pågående dialog. Ledarens roll är inte att bara släppa taget. Självbestämmandet behöver visserligen bygga på viss frivillighet men det kräver också ramar. För att vi ska känna oss kompetenta behövs en struktur som kan stötta oss i jobbet. Och ska vi känna tillhörighet behövs det någon som lyssnar och visa genuint intresse för det vi gör om dagarna. Balans mellan kontroll och stöd Vi ogillar att känna oss kontrollerade men chefer har förstås ett behov av att följa upp medarbetares arbete. Att bara ge oändliga valmöjligheter och ingen struktur leder bara till kaos. Vi behöver hitta rätt balans mellan kontroll och stöd. Och för att motivationen ska hålla i längden behöver vi tänka att arbetet är ett Vasalopp snarare än ett sprintlopp där det ideligen ska släckas bränder. Dustin is a designer and researcher who works to integrate the study and application of behavioral science and human-centered design to develop digital interventions that change real-world behaviors. In 2009, he founded the Behavior Change Design practice at Mad*Pow, where he and his team have designed effective interventions for improving health, financial well-being, and life-long learning.   When he’s not working on client challenges and creating new real-world interventions, Dustin teaches “Design for Behavior Change and Social Impact” at the Rhode Island School of Design. He also collaborates on grant work with colleagues from University College London’s Centre for Behaviour Change and other academic affiliations.   Today, we travel down the path that Dustin took to get to where he is today. From his work at Botticelli Interactive, through the advertising world, and then back home to design, Dustin chats about his need to impact society in a meaningful way, and why behavior change design has resonated the most with him.   Dustin shares information on how he and his team approach their design projects and the methods they use to quantify and qualify third-party research.
