In a competitive real estate market, agents are walking into a listing appointment with a skeptical seller. When they don't know you, you're lumped in with the other agents and that makes converting a lead a lot harder. What if you could win the battle before you even get to the appointment? What if, instead of convincing them to work with you, they are clamoring to become your client? That's the power of leveraging YouTube ads. Through a very simple strategy, you can become a local celebrity and convert sellers before you walk through their door. Why are YouTube Ads more effective than Instagram/Facebook Ads? Why does organic YouTube content kill the success of this strategy? I was recently featured on The Real Rockstars Podcast with Shelby Johnson where I revealed the YouTube strategy that grew my reach, raised my conversion and led to more closings. Today I bring you into this awesome conversation so you can implement the same strategy in your business. Things You'll Learn In This Episode The power of a YouTube adA lot of agents rely on Facebook/Instagram ads, but they don't position you as a local celebrity. How do YouTube ads make you micro-famous? Organic videos vs. video adsIt sounds counter-intuitive, but posting organic videos and running ads at the same time can get you punished by YouTube. Why do we need to avoid doing both? How to build a YouTube lead funnelYouTube ads don't just make you a local celebrity, they can become the top of a very profitable marketing funnel. How do you get the most out of each video you post? Elevate your open housesOne of the biggest mistakes agents make is not putting enough effort into their open houses. How do you turn an open house into the hottest ticket in the neighborhood? Guest Bio Shelby is a real estate agent and co-host of Real Estate Rockstars Podcast. She served in the Army for 6 years and got out as a Captain in the beginning of 2018 to dive into real estate full time as both a broker and investor. Out the gate, Shelby was recognized as the Keller Williams Rookie of the Year for all of North & South Carolina with 48 transactions closed. She moved on to create a traditional team, Five Pillars Realty Group, which closed 500+ transactions in the first 2.5 years. Subscribe to Real Estate Rockstars on YouTube, Spotify or Apple Podcasts. In this episode, host Thomas Bertels talks to Dennis Adsit, president of AdsumInsights, about employee development. Dennis explains why leaders should prioritize developing their employees. He starts by emphasizing the significance of people development beyond the altruistic perspective. Leaders who focus on developing their teams not only leave a lasting legacy but also benefit from improved team productivity.A key point in the conversation is the lack of a coherent mental model for people development among many leaders. Dennis stresses that having a framework or mental model helps leaders systematically approach development rather than relying on random or haphazard methods, and shares his mental model for people development, which consists of five crucial elements:Intentionality: Dennis argues that leaders don't develop people directly; instead, they create the conditions that facilitate self-development. Leaders should encourage their employees to be intentional about what they want to learn and achieve. He references Reid Hoffman's concept of a "tour of duty," where employees set specific learning goals for each project or role, enabling more targeted feedback and growth.Setting Targets: The second element involves defining what good, better, and best performance looks like. This approach provides clear expectations and helps employees understand what is required to excel in their roles. Dennis recounts how Ben Horowitz's "Good Product Manager, Bad Product Manager" post remains a valuable resource because it clearly outlines the standards for success, emphasizing the importance of having a benchmark for performance.Operational Reviews as Dojos: Dennis proposes that leaders should treat operational reviews as learning grounds, akin to martial arts dojos. In these settings, employees present their progress, receive feedback, and learn from their peers. This approach fosters a culture of continuous improvement, transparency, and accountability, even in remote or hybrid work environments.Tell Your Truth: Dennis emphasizes the importance of honest feedback. He acknowledges that feedback is inherently judgmental but necessary for growth. Leaders should focus on both strengths and areas for improvement, ensuring that performance conversations are balanced and constructive. He suggests that employees should summarize their understanding of feedback and outline their action plans, which ensures clarity and accountability.Leveraging the Job for Development: The final element highlights that the job itself is the primary driver of development. Leaders should ensure that roles are challenging and provide opportunities for growth. Dennis notes that being stretched outside one's comfort zone is crucial for development and that leaders should look for ways to keep their teams engaged and continually learning. The episode concludes with a discussion on the "generosity gene," a concept tracing back to GE'sJack Welch. This meta-skill involves a genuine delight in the success of others and is critical for effective leadership. Leaders who possess this trait are more likely to foster a supportive and growth-oriented environment, ultimately leading to a more motivated and capable team.Dennis' insights offer a comprehensive framework for leaders seeking to enhance their team's development and effectiveness. His practical advice on fostering intentionality, setting clear targets, creating learning environments, providing honest feedback, and designing challenging roles provides a valuable blueprint for leaders looking to make a lasting impact on their organizations. For more information on Dennis' work, including executive coaching and organizational consulting, listeners can visit his website:
In this conversation, Etienne and Dave reminisce about their early experiences with computers and programming. They discuss the different computer models they had, the challenges of typing in code from magazines, and the evolution of technology. They then shift the conversation to their roles as VP of Engineering and CTO, and the differences between the two positions. They talk about the importance of product management and design in software development, and the value of delivering in small batches. They also discuss the concept of lean software development and the economic mindset behind it. The conversation explores the conundrum of developers being resistant to working on new features and instead over-engineering existing ones. The fear of the unknown and the comfort of familiarity play a role in this resistance. The conversation also delves into the importance of prototyping and experimentation in the development process. The concept of failure and its relationship to learning and psychological safety is discussed. The impact of different communication mediums, such as texting and video calls, on team culture and effectiveness is explored. The conversation concludes with a discussion on measuring team productivity and effectiveness through inputs, outputs, outcomes, and impact.Time Stamps00:00 - Reminiscing about Early Computers and Programming13:16 - The Differences Between VP of Engineering and CTO24:23 - Delivering in Small Batches for Faster Feedback26:47 - Embracing the Economic Mindset in Lean Software Development 35:50 - Developers' Resistance to New Features38:10 - Prototyping and Experimentation44:33 - Failure and Learning51:20 - Impact of Communication Mediums01:04:53 - Measuring Team Productivity and EffectivenessThe CTO Podcast is honored to be featured among Feedspot's top 45 C-suite podcasts. We have 200+ CTOs in peer groups: Quick Testimonials VideoContact Etienne: Website / YouTube / LinkedIn / X / Instagram / The CTO Podcast WebsiteContact Dave: LinkedIn / Website Get full access to CTO Podcast at www.ctopod.com/subscribe

On This Episode:EVEN THE BIBLE'S “WEIRD LAWS” ARE GOODThere's laws about not boiling a baby goat in its mothers milk and about covering up holes you dig in ground. How are these laws to love and apply to today? Let's talk about it.ARE WE ROBBING THE POOR AND MIDDLE CLASS FROM POTENTIAL WEALTH?Giant corporations and banks are buying houses in bulk in major American markets. This is making it almost impossible for young people and middle income people from buying a home. Buying property is THE primary way Americans have built wealth for centuries. Is there a Biblical argument for BANNING these corporations and banks from buying these houses to see to it that regular Americans aren't left behind?REVIVAL AT ASBURY UNIVERSITY?There are reports of a revival breaking out at a Christian university in Kentucky. That definition seems to be a spontaneous continual worship service. I notice that the times of renewal and revival in the Bible are marked by the Bible being preached, a lot of prayer, and a lot of repentance. What's happening at Asbury an be GOOD, but we also need to know the signs of true revival.REVISITING THE "HE GETS US' ADSIt ended up that the Left and the Right have criticisms of these ads. I have a little nuance I want to add, and then a question to ask.

Abstract: Two-photon microscopy can resolve fluorescence dynamics deep in scattering tissue, but applying this technique in vivo is limited by short working distance water-immersion objectives. Here we present an ultra long working distance (20 mm) air objective called the Cousa objective. It is optimized for performance across multiphoton imaging wavelengths, offers a greater than 4 mm^2 FOV with submicron lateral resolution, and is compatible with commonly used multiphoton imaging systems. In today's episode Sarah chats with Chris and Rahnella Adsit, the writers behind the Combat Trauma Healing Manual and When War Comes Home. Chris and Rahnella Adsit have been serving Christian nonprofit programs for forty years. They served with Cru, Athletes in Action, Cru Military, and founded Branches of Valor International, a nonprofit serving military and first responder families whose lives have been touched by service-related stress and trauma. Branches of Valor facilitated small, weekly group meetings called Rally Point Groups, where members developed a sense of family, trust and mutual support, to help each other connect with God and heal their mind, body and soul after trauma. In 2017, Chris and Rahnella merged Branches of Valor with Reboot Recovery, an organization also focusing on helping military and first responder families, so they could increase their impact together. Rahnella is now Reboot's International Director and Chris is their National Resource Coordinator. They've authored several books, including the Combat Trauma Healing Manual and When War Comes Home workbook, both of which had life-changing impacts on both Sarah and John. Plus, the First Responder Healing Manual, among others. They live in Eugene, Oregon, where they have raise four children, including an Afghanistan war veteran, a wildland firefighter and the wife of a Marine Major. Today, we're talking to Janelle Adsit about her book, Toward an Inclusive Creative Writing (Bloomsbury, 2017). In it, Adsit takes a hard look at the way American colleges and universities teach creative writing. What do students who enter creative-writing classrooms encounter as these young men and women hope to discover who they are and can be as writers? Does the teaching they receive help or hinder them? As Adsit’s title suggests, one of the problems she’s found with writing instruction in our institutions is that it’s too exclusive, too centered on limited and limiting ideas of what counts as good writing and, by extension, who can be good writers. Too often, in writing classrooms across the country, students encounter models that are predominately male and predominately white. How, Adsit asks, can we foster the writing of students who don’t identify with these models? How can we guide our students to write from and give voice to their own diversity? At stake in these questions is not merely the experience of students in the classroom, but, in the long run, the future of American literature, for in these classrooms are our authors-to-be, those writers who will go on to write the books we’ll read in the coming decades. Adsit hopes to lead us forward into a brighter literary future, one in which our literature is as rich and diverse as the Americans who read it. Eric LeMay is on the creative writing faculty at Ohio University. His work ranges from food writing to electronic literature. He is the author of three books, most recently In Praise of Nothing: Essay, Memoir, and Experiments (Emergency Press, 2014). He can be reached at eric@ericlemay.org. Learn more about your ad choices.
