Investing in a franchise opportunity with friends?   Businesses owned and operated by families can have incredible staying power. All family-owned companies, Volkswagen, Samsung, and Nike, are among the world's most successful, leading brands.   Working with family and friends can be fun and rewarding, especially in the construction industry. I know because we've been in one. But before you hire the people you care about most, it's wise to consider the pros and cons.   Pro: Dynamics When you hire family and friends, working together can feel comfortable and pleasant. You can vouch for their work ethic and values upfront. You already know their natural talents, abilities, preferences, and skill sets – their strengths, weaknesses, and how you can best work together. Con: Dynamics Regarding family and friends, modifying negative behavior or communication patterns can be challenging. What's more, it can be complicated to confront a loved one when they aren't acting in the company's best interest. The temptation to avoid conflict or hurt feelings can make managing a friend or relative tricky at best – at worst, it can become a severe liability. Always practice clear communication. Share business policies, practices, and expectations just as you would with any employee. Pro: Streamlined hiring You'll save time and money when you have a crew of committed workers ready to go before you're set to launch. With family and friends willing to help you, you won't have to screen and interview candidates – or spend precious time following up on background checks and qualifications. You can hit the ground running, focusing on generating income and profit. Con: The company has to come first Building a profitable and sustainable business requires effective management without exception. That means sometimes it may be in the company's best interest to re-train an employee for a different role, ask a worker to take on additional responsibilities – or, in some cases, to let someone go. When it comes to complex personnel matters, it can help to seek guidance from an independent advisor. Pro: Tradition is seen as a strength Strong brands are quickly built on the values we associate with family, such as honesty, trust, and enduring relationships. A recent study showed customers prefer family-owned businesses for their perceived stability, trustworthiness, and consistent service. Con: Too much tradition can hold you back When a family business does things as they've always been, the company can suffer from a lack of diversity and innovation. It's essential to keep an eye on market trends and changes in your industry, so you can adapt quickly and avoid missing opportunities. Solution: Set up a board consisting of family members and an equal number of independent advisors. A note on the spouse doing the construction bookkeeping and divorce Here is what we see repeated many times over. Contractors cross the line and treat their spouses as indentured servants who should be grateful for a place to live, eat and sleep in exchange for maintaining a household and being an overworked, underpaid contractor's bookkeeper. They become incredibly frustrated and desperate. In some cases, you are not at fault; you are being hammered by customers who are doing everything they can to drive the price of everything and everyone into the ground in a twisted attempt to get something for nothing, and I have a suggestion for how to fix that. The answer is simple. We have helped save many marriages by working with contractors' spouses and showing them how to do what they are good at, like managing the money, paying the bills, customer service, and other management tasks, and letting us take care of the contractors' bookkeeping services. Having your spouse handle construction bookkeeping can be a recipe for disaster. Mixing business and personal relationships can lead to conflicts of interest and communication breakdowns. It's best to keep these two areas of your life separate to maintain a healthy work-life balance and avoid potential complications down the line. Ultimately, going through a divorce after being in the construction business together can be challenging. It's not just about separating personal and professional lives, dividing assets, and determining who gets what. It's important to approach the situation with a level head and seek legal counsel to ensure a fair and amicable outcome.  Remember to prioritize the well-being of any children involved and communicate openly with your former partner to minimize conflict. It may be a difficult process, but with patience and cooperation, you can move forward and begin a new chapter in your life. Having family and friends involved in a business can have advantages and disadvantages.  On the one hand, having family members or close friends as business partners or construction crew can provide a sense of trust and loyalty that may not be present with outside partners. It can also be easier to communicate and make decisions with people you know well and trust.  On the other hand, working with family and friends can also lead to conflicts and emotional tension that can spill over into personal relationships. It can be difficult to separate business and personal disagreements, which can quickly become heated and damaging. Additionally, working with family and friends may limit the pool of talent and ideas available to the business, as outside perspectives and expertise may be overlooked.  Whether involving family and friends in a business is beneficial depends on the specific situation and individuals involved. It is essential to consider the potential risks and benefits before making any decisions and to prioritize clear communication and boundaries to maintain healthy personal and professional relationships. Final Thoughts Because family members and friends are personally invested in your business – both emotionally and financially – they can make fantastic employees. They'll work hard, put in the extra hours when needed, and do everything they can to ensure your venture succeeds. How do you know when you're getting off track BEFORE you're actually experiencing turbulence, earthquakes, or a tornado to your own income stream? 5 Early Warning Signs You're Headed For A Crash 1.   Warning Sign: You've started to blame everyone and everything for your lack of momentum. The market conditions, your broker, lack of inventory, higher interest rates, or what party is in office.   Solution: Put down your 'blame-thrower' and embrace these affirmations:  "If it's meant to be, it's up to me!" and: "I'm a do-er, I do things now, I get things done!" 2.   Warning Sign: You're not exercising. If you're experiencing a lack of energy or feeling depressed or unmotivated, put one foot in front of the other. There's an African Proverb that goes like this: "When you pray, move your feet!"   Solution: Get back to exercising, but make it even better for your business. Join OrangeTheory, Zumba, CrossFit, or form a walking club in your neighborhood. Being around other people gives you an opportunity to talk about real estate while you're getting back on your exercise routine! 3.   Warning Sign: You're not following a profit-driven schedule. Hoping, waiting, or speculating for your next few transactions is not a plan. Your daily, profit-driven schedule must include proactive lead generation, furiously fast lead follow-up, pre-qualifying, presenting, negotiating, and closing. If you're not doing any of the last things on the list, it means you have to do the first and most important! Proactively generate new leads. Solution: Set a specific, short-term goal of generating new, pre-qualified appointments. If you need 3 new listings in the next 30 days, your short-term goal is to set at least one new listing appointment this week. What are you doing TODAY to achieve that goal? 4.   Warning Sign: The overconsumption of negative news, association with negative people or incessantly doom-scrolling. How do you feel when you spend your time this way? Solution: Follow a Media Free Morning, or Media Free Day. Unless what you're watching or listening to is in support of your powerful mindset, providing you valuable market or business knowledge, step away from that media! 5.   Warning Sign: You're not making enough contact with people ready to transact. Are you conflict-avoiding, contact-avoiding, and hiding out from potential business?

Wits-developed minigrid solution set for retail debut

A homegrown expandable minigrid solution that researchers at the University of the Witwatersrand (Wits) have been developing, testing and refining for several years has now been fully commercialised to be marketed and sold locally and throughout Africa as the Peco Powerbrick. The innovation is based on the pioneering work of academics and students at the university's School of Electrical and Information Engineering who, under the direction of Professor Willie Cronje, have been working on an expandable and affordable offgrid solution for low-income African households since 2014. The technology is still being assembled at a Wits facility, but is being commercialised through Peco Power, a joint venture comprising impact investment group Umbono Natural Resources, Wits and Cronje and his team of postgraduates. Peco Power CEO Dorian Wrigley tells Engineering News that the target market remains those low-income households without access to electricity. However, the commercial solution has been adapted for possible use by grid-connected households seeking a cost-effective back-up during load-shedding. Therefore, the Peco Powerbrick that will be sold at various retail sites across South Africa can be charged from a regular power socket, whereas the original concept was premised on the energy arising from a small solar panel only. In addition, the original DC microgrid concept has been redesigned and coupled with an off-the-shelf AC inverter, to make it a true plug-and-play solution that can immediately incorporate 220 V appliances, such as fridges, computers, Wifi routers and televisions. The commercial unit incorporates a built-in lithium-iron-phosphate battery, which makes it relatively light weight, and is guaranteed to provide a minimum of 2 000 cycles, the equivalent of six to seven years of daily use before any cell replacement is required. Wrigley believes the solution could, therefore, also find a market among those camping or 4x4 enthusiasts seeking a light-weight off-grid solution for when travelling to sites with no or limited grid connectivity. The main differentiator of the Peco Powerbrick, however, lies in its patented mini-grid technology, which makes the system scalable. “Inside every single PowerBrick is a mini-grid,” Cronje explains. “When I plug two PowerBricks together that expands to form one larger mini-grid.” This modular ‘Lego-block-type' concept represents a departure from current off-grid power offerings, which are linear in nature. The result is a power grid that is able to accommodate multiple loads by scaling up the power and battery components in line with a household's energy needs and/or financial means. “The mini-grid is scalable from 70 W to 500 W of continuous power, or 2 500 W of peak power and the battery storage is expandable from 150 Wh to 2 500 Wh,” Wrigley says. Another key driver has been affordability, with the entry-level 70 W/150Wh system expected to retail for R3 799 and the top-of-the-range 200 W/600 Wh system expected to cost R7 999. Wrigley anticipates that the initial sales impetus is likely to arise from South African households seeking a system that is able to keep cell phones charged, Wifi routers on, and computers powered for two- to three-hour load-shedding stints. However, he stresses that the original vision of providing an affordable solution for the 100-million African households without access to electricity remains firmly intact. We all have ideas of what we want our life to look like. It could be something like weight loss, improving speed on the bike or running, or even cooking more at home.  When you set those goals, how do you go about doing it? Have you set goals and ultimately lost motivation or simply got out of the habit? With the impending New Year, many of us like to think about what we want to accomplish. In fact, fresh starts are a great time for habit change. (link). I'm here to help you set goals for the new year or any time that will actually keep you on track. In this guide, you'll learn: The mistakes people make with setting goals how to set a process or behavior focused goals (instead of outcome goals) how big of a goal is too big strategies to avoid the self-sabotage of all-or-none thinking SMART Goals: the actual elements of setting an achievable goal some ways to track your goals how to stay motivated with your goals ove rtime define what success looks like The Mistakes People Make with Setting Goals It's normal to look at what we want to achieve with a goal. I want to lose 10 lbs. I want to finish top 10 in my race. I want to run a certain 10k or marathon time. I want to make a certain amount of money. These are all outcome-based goals. Outcome goals are focused on the product of your work. The problem with outcome-based goals? A lot of the time, they are out of our control You cannot control a race result. In some ways, you cannot control an exact dollar amount you want to make. And even if they are within our control, outcome-based goals can be demotivating. You hear of people who train to run a marathon, do the race, and never run again. Ultimately, we are trying to grow as a person or slightly change our identity. The goal of someone who wants to run a marathon is really that they want to become a runner, but if they miss this bit point, they may just run the marathon and quit running. I'm sure you have heard about process-oriented goals. In coaching, we call this behavior-oriented goals. What behaviors can you consistently commit to that will move you toward the outcome you want? The behaviors, the process, the work- that is what gets you to your goal and that is what is within your control. It's okay to have an outcome in mind, but set that goalpost and then forget about it. Ultimately, we set goals because we want to feel proud. At the end of the day, it's the consistent work we put in that makes us feel proud, even if the outcome isn't exactly what we wanted. I've felt really proud of race results that didn't even land me of the podium because I know what I did to get to that point and I was proud of my performance. As Atomic Habits author and podcast guest James Clear says, "Every action you take is a vote for the type of person you want to become." Focus on your daily actions, vote to be the thing you want to achieve. The goal isn't to run a marathon, the goal is to become a runner. The goal isn't to write a book, the goal is to become a writer. The goal isn't to lose weight, the goal is to be someone who eats healthy. What are the actions of someone who already has that identity and how can you replicate them and feel proud of them? Another problem people have is they set goals that are too big. How Big of a Goal is Too Big? The problem with unrealistic expectations or a goal too big is that it can undermine your confidence or even make you give up early in your attempt to meet your challenge. What is the optimal amount of difficulty for challenges?  When it comes to flow and performance, scientists found that just 4% past your current ability is the right amount.  Just 4%!  That's barely moving the needle and I think many of us try to dial it up by much higher numbers. I have tried taking on too much at once many times and it usually would mean I got worse. Trying to do ride a trail that is too technical or coming back after an injury expecting to be exactly where you were before is unrealistic.  Setting small action steps or small micro-challenges with skill development will continue to help you build your confidence and work towards a goal in a sustainable way.  Start where you are today, and set just manageable challenges to move forward. This is something my health coaching clients do every session- they set 2 or 3 small goals that put a brick in the wall to build toward their broader goal.  It's good to have a big vision for what you want to achieve- you may even have heard of setting a BHAG: Big Hairy Audacious Goal. I'm all for that!  But it's about taking the baby action steps, having the patience for the long-term, and committing the process.   100 small steps get you pretty far down the path, create an ingrained habit or skill, and give you the confidence and resilience to move forward.  Looking at the big picture from time to time is key, just as long as it doesn't overwhelm you making you feel like you need to do it all at once. it's important to celebrate those small wins.  We often are so focused on the future and focused forward that we forget the impressive mountain we just climbed.   Why All-or-None Thinking Doesn't Work Another landmine with goal-setting is people tend to think in all-or-none terms. Eating healthy is an easy example. How many times have you had one cookie that turned into three cookies, a pizza for lunch, chips for a snack, and fast food for dinner? We tend to self-sabotage when we slip up once. All-or-none thinking has its place in changing or maintaining certain habits. In some cases, it's easier to abstain from something completely than to approach a habit with moderation. In fact, studies show that we often are bad at guessing how moderate we are actually being. When it comes to moderation, it's essential to have clear limits and boundaries. Whether we are trying to be all-or-none or trying to moderate a behavior within certain limits, slip-ups happen. Here is why slip-ups happen and how to create a simple contingency plan for when they do. "Slip-ups" with behavior change happen for several reasons.  Setting a goal that is too big or not sustainable for the long term. Solution: set smaller action steps or easier to attain goals to keep building momentum and trend in the right direction. Sometimes our environment is set up to make it hard to be successful (if you want to drink less but your spouse buys a bottle of your favorite wine... there's Halloween candy laying around when you want to cut back on sugar, etc.) Solution: Create an environment that makes it easier to succeed (like put alcohol in inconvenient places to get to, don't put beer in the fridge so you have to wait for it to get cold if you want one, don't have candy in the house or put it somewhere out of sight and hard to get to). In addition, keep healthier options handy. Make access less convenient for habits you're trying to break and make access more convenient and visible for habits you're trying to adopt (e.g fruit bowl on the counter, wear a running watch to remind you that you are going for a run or start the day wearing your sports bra, so you're already part-way dressed to exercise). Setting a goal that we think we should do but don't really want to do, so we never actually tap into our intrinsic motivation and meaning. Solution: Set a different goal, or if this new habit is critical, find ways to make it personally meaningful and where you can feel or see the benefits.  Alright, so you know a few reasons why some of our habits don't stick, but what happens if you set boundaries and you still didn't follow through with what you said you'd do?    One thing to try is to create if/then statements to help get you back on track. I first learned about if/then statements back in engineering school when we were doing computer programming. Identifying barriers and having a Plan B can be effective. Here are some examples. If I skip my workout this morning, then I will go for a walk after dinner tonight. (or) If I skip my workout this morning, then I will make sure I invite a friend to join me for tomorrow's workout so I don't miss it again. If I open a bag of chips, then I will put one serving on a plate with a piece of fruit and put the bag in a hard-to-reach place. If I want a cookie, then I will have (insert health option) first and decide after if I still want the cookie. If I don't want to go for a run, then I'll go for a hike instead.  Never Miss Twice Another antidote to all-or-none thinking is the practice of never missing twice.  Simply tell yourself, “I missed that one time, but I will not miss twice" and then make sure that it doesn't happen.  So this week? Considering eating habits, if you eat something you didn't want to eat (or just ate too much of something), make sure your next action, snack or meal is a healthy choice.  The sooner you get back on track, the sooner you maintain your habit loop. Outliers are just that- they are not the norm.  But if you let your outliers become the new pattern, that's where consistency breaks down. Individual mistakes rarely affect the big picture unless they become consistent.  Progress is not linear, but it's what you do next when you realize you're off track that matters!  Simply having a plan can prevent us from giving up altogether. It can be the difference in maintaining momentum (no matter how imperfect it is) or psyching yourself out and degrading your confidence in your ability to follow-through with your goals.  How to Actually Set an Achievable Goal We often hear “focus on the process and fall in love with the process, don't think about the outcome.”  I do love this advice and it's something I often remind myself to remember.  I can personally think of things I've achieved where I'd say “I'll be happy when…” but that happiness is short-lived.  Being happy working towards doing something, doing your best, and focusing on daily steps to improve are great ways to feel more fulfilled and find meaning in your life.  What is a SMART Goal? You may have heard of S.M.A.R.T. goals.   SMART Goals -Specific Measurable, Action-oriented, Realistic, and Timebound. Answering the where, when, and how as specific as possible (and making sure the goal is just outside your reach rather than a pipedream) is a great place to start.  Where do you go from there?  Making sure that you have a system for tracking the goal is also of utmost importance. Research shows that it's very difficult to improve in something that you don't measure. What are some ways to track Goals? use visual cues: like a big jar on your counter and put something in the jar each time you work towards your goal with an app (I like the Strides App- no affiliation- I just like them). using a google calendar For workouts, use something like Strava use an actual large paper calendar and mark each day with an X How to Stay Motivated with Goals It's normal to lose motivation with goals or to just not feel like doing something. I addressed some specific examples when I talked about my commitment to show up during my first pregnancy. It's been a saying I've carried with me into the future. Motivation Follows Action We often wait for motivation to strike, but we really need to get started to feel motivated. Even as a professional athlete, I don't want to get on my bike half the time. I just get dressed, start pedaling, and then I decide if I want to go home. Give yourself a chance before you give up. There are days when you need rest or a break, but letting excuses overpower your actions. Commit to showing up. Enlist Support and Accountability It can be motivating to have someone to work on your goals with. Maybe that's a ride or workout buddy. Maybe it's someone you go shopping and do meal prep with. Maybe it's just someone you regularly check in with like a friend or a coach. Understanding where your own motivation comes from (intrinsic or extrinsic) and whether having an external or internal accountability motivates you will help you stay motivated. Regularly assess Successes, Learnings, Challenges I already talked about the importance of tracking your goals. It's important to revisit what is going well (instead of only focusing on what isn't going well) to help build and maintain your confidence. I recommend a weekly or bi-weekly check-in. Ask yourself what went well, what you learned, and what challenges you faced. Next, ask yourself what support you need. You can also do this with an accountability partner or coach.

There are two facets to this topic I want to cover: -You're not being given new tasks or assignments to stimulate you (this is a management issue) -You aren't feeling motivated to do the work anymore (this is an internal issue) If you're not being given new tasks or assignments, it's time to speak with your boss. Be sure to listen to episode #47, where I talk about internal professional development possibilities, and how to take advantage of them. For some of you, the boss is the reason you're not being given new tasks or assignments. What do you do then? I think it's useful to figure out what's really going on. Here are some possibilities: -Your boss is afraid you'll take her position and wants to hold you down. How do you know if this is your problem? Look for evidence that your boss is an insecure person. Defensiveness, blaming others while refusing to take responsibility for her mistakes, and a general nervous energy are symptoms of an insecure boss. Solution: Many times, this is a situation that requires you either move elsewhere in the company or leave the company altogether. -Your boss isn't aware that you want more of a challenge, or of all the skills and talents you have. How do you know if this is your problem? Your boss isn't tuned into her employees, either professionally or personally. She doesn't make an effort to get to know you or her other employees with such things as team building activities, happy hour, or going to lunch together. Distant, detached, uncaring are words you might use to describe your boss. Solution: Set up a meeting with your boss to express your goals and concerns, without placing any blame on your boss. Let her know, directly and respectfully, that you want more challenge. Bring with you to the meeting ideas you have for ways in which you can better utilizing your motivated skills. -Your boss has so much on her plate that developing her employees has gone to the back burner. How do you know if this is your problem? Different from the previous situation's detached and uncaring boss, this boss is overworked, overwhelmed, and overcommitted. She's probably not a good time manager and may have trouble saying “no” to her boss. She may frequently cancel staff meetings at the last minute, she barely slows down all day, and seems distracted when she's with you. Solution: You have a chance here to offer to take something off your boss's plate. You can take on an activity you're excited about, while relieving your boss a bit. Win-win. -Your boss hasn't been properly trained on how to lead and manage others and doesn't understand that developing her employees is part of her job. How do you know if this is your problem? This often looks like a woman who isn't comfortable in the supervisory shoes she's been placed in. She consistently says and does the wrong thing in supervising her employees, or conversely, avoids actually supervising anyone. There's also an element of fear here, because she may be terribly afraid she'll be “found out” as incompetent. Often times, these people don't recognize the failure of their bosses to properly train them. Solution: There's not much you can do here, so this is a situation that probably requires looking for another job. If developing employees is not a company value, then an internal move probably won't resolve the problem – you'll need to look outside your current employer. -Your boss is narcissistic, concerned only with her position and status within the company and not her employees. How do you know if this is your problem? Appearances are everything to this boss – it's all flash and no substance. You are certain she would throw you under the boss without a second thought if she needed to in order to make herself look good. You certainly aren't going to get the leadership, coaching, and mentorship you want from your boss if she's a narcissist. Solution: Run, don't walk, because narcissists think only of themselves and won't have your back when you most need it. Seek an internal transfer or look outside your employer.   If the problem is you've lost your motivation, here are my top tips to get it back: Your thoughts I promise you the lack of motivation you're experiencing is a result of thoughts you're having about your job, your boss, your coworkers, or your employer. The first step is awareness of the thoughts you're having. The second step is to gently direct your thoughts to ones that serve you better. For example, if you're thinking “I hate my job,” you might redirect your thoughts to “I have a job.” From there, you can practice thinking more positive thoughts about your job. Shake Up the Repetition Often times, a dip in motivation comes from feeling like you're in a rut…doing the same things day after day, in exactly the same way. How can you shake up what you do, how or when you do it, to infuse some motivation into your work? Get creative here. Design a new system, process, or tool to help you do your job better. Is there the possibility of doing your work in a different physical environment? How can you look at your work through new lenses? Helping Others Who can you help at work? Mentoring another employee, volunteering through your employer, or joining a committee that is doing meaningful work can all be ways to infuse your motivation. Do It Anyway Give your best every day regardless of whether or not you are motivated. Sometimes, my biggest accomplishments come from plowing through a completely uninspired day to do the work anyway. Celebration! Celebrate even your smallest achievements at work. Make a game of rewarding yourself for little things…make it fun! Solution: There's not much you can do here, so this is a situation that probably requires looking for another job. If developing employees is not a company value, then an internal move probably won't resolve the problem – you'll need to look outside your current employer. -Your boss is narcissistic, concerned only with her position and status within the company and not her employees. How do you know if this is your problem? Appearances are everything to this boss – it's all flash and no substance. You are certain she would throw you under the boss without a second thought if she needed to in order to make herself look good. You certainly aren't going to get the leadership, coaching, and mentorship you want from your boss if she's a narcissist. Solution: Run, don't walk, because narcissists think only of themselves and won't have your back when you most need it. Seek an internal transfer or look outside your employer.   If the problem is you've lost your motivation, here are my top tips to get it back: Your thoughts I promise you the lack of motivation you're experiencing is a result of thoughts you're having about your job, your boss, your coworkers, or your employer. The first step is awareness of the thoughts you're having. The second step is to gently direct your thoughts to ones that serve you better. For example, if you're thinking “I hate my job,” you might redirect your thoughts to “I have a job.” From there, you can practice thinking more positive thoughts about your job. Shake Up the Repetition Often times, a dip in motivation comes from feeling like you're in a rut…doing the same things day after day, in exactly the same way. How can you shake up what you do, how or when you do it, to infuse some motivation into your work? Get creative here. Design a new system, process, or tool to help you do your job better. Is there the possibility of doing your work in a different physical environment? How can you look at your work through new lenses? Helping Others Who can you help at work? Mentoring another employee, volunteering through your employer, or joining a committee that is doing meaningful work can all be ways to infuse your motivation. Do It Anyway Give your best every day regardless of whether or not you are motivated. Sometimes, my biggest accomplishments come from plowing through a completely uninspired day to do the work anyway. Celebration! Celebrate even your smallest achievements at work. Make a game of rewarding yourself for little things…make it fun!
