Ändå pratas det om gränssättning på jobbet nästan uteslutande som ett individproblem.Men vad händer när strukturen runt omkring inte stödjer det? När systemet, kulturen och förväntningarna förutsätter att du kompenserar?I det här avsnittet av samtalar jag med Johanna Dahlgren, organisationspsykolog med lång erfarenhet av att jobba med ledare, ledningsgrupper och organisationer i just de här frågorna. Samtalet rör sig medvetet mellan systemnivå och individnivå – för de hänger ihop på ett sätt som vi sällan pratar om tillräckligt tydligt.Systemet lär sig av det vi görEn av de skarpaste poängerna i samtalet är att organisationer anpassar sig efter beteenden. När chefer täcker upp, löser problem utanför sin roll och arbetar ikapp på kvällarna – signalerar det att resurserna räcker.Det handlar inte om att dessa chefer gör fel. Tvärtom – de flesta drivs av genuint goda skäl. Snabb uppskattning förstärker beteendet. Känslan av kontroll minskar osäkerheten. Och konflikträdslan gör att det är lättare att ta än att förhandla. Men konsekvensen är att problemen aldrig synliggörs. Förmågan byggs inte. Och systemet förblir som det är.När allting är prioriterat finns inga prioriteringarEn av de vanligaste orsakerna till att gränssättning havererar är otydlighet – för vaga uppdrag och för lite mandat i relation till ansvar.Synliggör, förhandla, sluta kompensera i det tystaIstället för att hoppa in: Vad behöver vi ändra för att det ska fungera utan mig nästa gång? Istället för att acceptera: Visst kan jag ta det här, men då behöver vi välja bort något annat. Vad väljer vi?Det handlar om att göra det synligt – inte som protest, utan som information. Och sedan stå ut i det obehag som följer.Skillnaden mellan risk och obehagEn av de viktigaste distinktionerna i samtalet: vi blandar ihop risk och obehag. Hjärnan är generös med katastrofscenarier. Men ofta är det vi undviker inte farligt – det är bara obekvämt.Det är en viktig nyansering i en samtalskultur där gränssättning lätt förväxlas med att "bli tuffare". Det handlar om att skapa rätt förutsättningar för att göra rätt saker – våga synliggöra när de förutsättningarna saknas.Du är inte ensam – och du behöver inte göra det ensamEn av de tyngsta aspekterna av chefsrollen är ensamheten. Man bär mycket, ofta utan att någon ser hur fullt det är. Att kroka arm med chefskollegor – inte bara ventilera, utan föra konstruktiva samtal om det gemensamma läget – är en av de mest underskattade resurserna.Johanna avslutar med två frågor som hon vill att du tar med dig:Vilka problem i min vardag löser jag som egentligen borde synliggöras?Hjälper jag organisationen – eller hindrar jag den från att fungera utan mig?Och till dem lägger jag en tredje: Om du fortsätter precis som nu – vart tar det dig?
