Patrick O. Smith, PhD, ABPP, returns for his third Faculty Factory Podcast appearance this week. We dive into the art of succession planning, leadership continuity, and the blueprint of a “phased rewirement,” reflecting on what these have meant for him throughout his impactful career in academic medicine. Dr. Smith is the Chief Faculty Affairs Officer and Associate Dean for Faculty Affairs at the University of Mississippi Medical Center (UMMC) in Jackson. He also serves as a Professor of Family Medicine at UMMC. The podcast kicks off with "The Story Leading Up to Phased Rewiring." It began when Dr. Smith, as Chief Faculty Affairs Officer, started contemplating how he could transition out of the role while continuing to enjoy life at different levels and engage in different activities than simply coming into the office every day. The next step was to create a succession plan and identify who had demonstrated the skills and competencies needed for UMMC's next Chief Faculty Affairs Officer. Dr. Smith walks us through the entire process, including how the individual identified for succession was put on a coaching path to be ready to assume the new role when the time came. This included shadowing Dr. Smith as he hired new leadership, allowing the individual to observe that process from start to finish. As we learn, it's not just a phased rewirement; it's a phased replenishment. You'll discover in this conversation that Dr. Smith's approach is thoughtful, purposeful, and strategic when it comes to succession planning.   THE LEGACY OF THE MARBLEHEADERS Colleague Patrick O'Donnell. The final segment reflects on the heavy price Marblehead paid for independence, ending the war with a ruined economy and nearly 400 widows. O'Donnellnotes that few physical memorials exist today, though John Glover's house and the burial hill are still present. The discussion concludes with a tribute from Henry Knox, who wished legislators understood that without the "men of Marblehead" leading the army across the Delaware, the revolution might have failed. THE BATTLE OF MENOTOMY AND INFORMATION WARFARE Colleague Patrick O'Donnell. Following the initial skirmishes, the conflict escalated into the Battle of Menotomy, where Marbleheaders engaged the retreating British column in brutal combat. O'Donnell highlights a sophisticated "information warfare" campaign led by Elbridge Gerry, who compiled depositions to establish that the Crown fired first. The Patriots acquired a fast ship to rush this narrative to England, arriving two weeks before General Gage's official report and successfully swaying British public opinion. Additionally, this segment illustrates the civil war atmosphere, describing how Dr. Nathaniel Bond was threatened by neighbors for treating wounded British soldiers. NUMBER 21860

THE CORNFIELD ESCAPE AND THE POWDER CRISIS Colleague Patrick O'Donnell. Patrick O'Donnellintroduces the Marblehead leadership during the critical nights of April 1775. As the British marched toward Lexingtonand Concord to seize gunpowder, three key Patriot leaders—Elbridge Gerry, Azor Orne, and Jeremiah Lee—were forced to flee the Blackhorse Tavern and hide in a cornfield to avoid arrest. O'Donnell emphasizes that the conflict was initially a civil war over resources, specifically black powder, which the Marbleheaders had been smuggling in from Spain. The British aim was to disarm the rebels by seizing these munitions, sparking the events at Lexington. NUMBER 11780

ASSUNPINK CREEK, PRINCETON, AND INOCULATION Colleague Patrick O'Donnell. Following Trenton, many Marbleheaders returned home due to expired enlistments and starving families, but those who remained fought in the pivotal Battle of Assunpink Creek. Here, the Americans successfully held the bridge against elite British grenadiers before maneuvering to attack Princeton, where Washington bravely rode near the front lines. Recognizing the threat of smallpox, Washington ordered the mass inoculation of the army, a massive logistical feat overseen by Dr. Nathaniel Bond. Tragically, Bond died while performing this service, which O'Donnell views as one of Washington's greatest strategic decisions. NUMBER 71872

CROSSING THE DELAWARE AND THE VICTORY AT TRENTON Colleague Patrick O'Donnell. On Christmas night 1776, Washington launched a surprise attack on Trenton requiring a crossing of the ice-choked Delaware River. O'Donnell explains that only the diverse Marblehead Regiment, which included African American and Hispanicsoldiers, possessed the skill to navigate the treacherous waters. Once across, Glover's men secured a decisive tactical advantage by capturing the Assunpink Creek bridge, trapping the Hessian forces. The segment notes that future president James Monroe was severely wounded during the battle and saved by a volunteer doctor. NUMBER 61876

ASSASSINATION PLOTS AND THE MIRACLE OF NEW YORK Colleague Patrick O'Donnell. In 1776, a conspiracy orchestrated by Loyalist Governor Tryon to assassinate George Washington and destroy Patriot gunpowder supplies was uncovered. Thomas Hickey, a member of Washington's own Lifeguard, was implicated and subsequently executed. Later, during the Battle of Long Island, the Continental Army faced destruction, trapped against the East River. In what O'Donnell calls an "American Dunkirk," the Marblehead Regiment utilized their nautical skills to ferry 9,000 troops to safety in Manhattan under the cover of darkness and fog, saving the revolution from collapse. WASHINGTON'S NAVY AND THE LIFEGUARD Colleague Patrick O'Donnell. Upon arriving in Cambridge in July 1775, George Washington formed a close bond with the Marblehead Regiment, relying on them for security and expertise. Facing a desperate shortage of gunpowder, Washington utilized the Marbleheaders to create an impromptu navy; Captain John Manley successfully captured a British ordinance ship, delivering vital supplies. Washington also established the "Lifeguard" (Commander-in-Chief's Guard) to protect himself and his papers, appointing Marbleheader Caleb Gibbs as commander. The segment describes Beverly as a crucial, difficult-to-navigate port that protected these new cruisers from the Royal Navy. NUMBER 41870

O'Brian was a writer of great gifts. His depiction of the late Georgian world is regarded as being very nearly as vivid as Jane Austen's. But who was he really? Where did he get his inspiration from? Mike Gatto served four terms in the California Legislature, representing Los Angeles. He chaired the Appropriations Committee, served as Assistant Speaker, and authored several pieces of landmark legislation. On November 13, 2013, his father, Joseph Gatto, was brutally murdered in a home-invasion robbery, which remains unsolved. Mike wrote the book, Noir by Necessity: How My Father's Unsolved Murder Took Me to Dark Places, which documents his father’s brutal murder and the investigation that took place. Mike takes the reader along with him, witnessing Mike’s frustration, anger, and grief. It was indeed an honor to talk with Mike. He was honest and sincere, taking me to places during the interview I didn’t expect. I hope and pray that someday soon the killer in this case is brought to justice and the Gatto family can get some much-deserved answers.   In today’s episode, we discuss: ·      Why Mike went into politics and what his wife thought. ·      The governors Mike worked for? ·      What and who were his biggest influences?  ·      His father working 3 jobs and the impact he had on others, discipline, including white glove inspections. ·      On November 12, 2013, Joseph Gatto was murdered in an apparent home-invasion robbery. This case is still unsolved to this day! ·      How did you explain what happened to your father to your kids? ·      His first contact with the police regarding his father’s murder.  ·      LAPD’s Robbery/Homicide taking the lead in this investigation. ·      Mike hiring a private detective. Was it worth his time and money and the pushback from the LAPD? Would you entertain a psychic or other non-traditional avenues? ·      The pressure he received from his own party to become the face of gun control. ·      The idea of closure is a fairy tale. Washington's Ad Hoc Navy and the Formation of the Commander-in-Chief's Guard Author: Patrick O'Donnell Book Title: The Indispensables: The Diverse Soldier Mariners Who Shaped the Country, Formed the Navy, and Rowed Washington across the Delaware Upon George Washington's arrival in July 1775, the Continental Army suffered a critical shortage of black powder, forcing Washington to seek urgent supply solutions. He developed a unique trust with the Marbleheaders, whose nautical expertise he relied upon. Washington bypassed Congress to create his own Navy—a fleet of "cruisers" (including the Leeand the Warren) manned by Marblehead sailors, essentially perfect marines. Their primary goal was to intercept British transports laden with ordnance and powder. Captain John Manley, a Marbleheader, achieved a critical success, capturing one of the war's richest prizes—a ship filled with supplies that included a massive mortar used later at Dorchester Heights. Washington's Navy operated primarily out of Beverly, Massachusetts, a heavily defended, difficult-to-navigate, protected port. Additionally, Washington formed the Commander-in-Chief's Guard, or Lifeguard, which was an early precursor to the Secret Service, tasked with protecting the general and his papers. This handpicked volunteer unit was placed under the command of Marbleheader Caleb Gibbs.

      6. The Miracle Evacuation: The Marbleheaders at the Battle of Long Island Author: Patrick O'Donnell Book Title: The Indispensables: The Diverse Soldier Mariners Who Shaped the Country, Formed the Navy, and Rowed Washington across the Delaware After the defeat at the Battle of Long Island in August 1776, Washington's 9,000-man army was trapped at Brooklyn Heights, facing destruction by Lord Howe's forces. Washington decided upon a harrowing retreat across the swirling, mile-long East River—an evacuation described as one of the most difficult military maneuvers. Had the British succeeded in destroying the army here, the Revolution likely would have ended. The Marblehead Regiment was tasked with rowing the army across in small, inadequate boats. The success relied entirely on the unique skill set of the Marbleheaders, honed by fishing the deadly Grand Banks. Despite the wind and currents initially frustrating the operation, two timely atmospheric events aided them: the wind failed to shift in a way that would allow the British Navy to sail up the East River to intercept, and as dawn broke, a dense fog rolled in, screening the movements of the escaping army. Washington personally supervised the evacuation, enforcing order and being one of the last men to leave the shore.

5. The virus devastated Marblehead after being brought in by fishing ships. Initial quarantine efforts failed, but Dr. Nathaniel Bond promoted inoculation. This dangerous 18th-century technique involved intentionally introducing a small amount of the virus into the body to create antibodies. Patriot efforts to establish an inoculation hospital on remote Cat Island were met with political violence when Loyalists organized a mob to storm the jail and torch the hospital while people were still inside. Later, following the Trenton and Princeton campaigns, the virus became a catastrophic threat, infecting and killing nearly 20% of Washington's army. Recognizing that the virus could destroy his fighting capability, Washington made the strategic decision to order Dr. Bond to establish inoculation hospitals. Bond set up these facilities and personally conducted inoculations, a move considered Washington's greatest strategic decision. Dr. Bond, who had once been ostracized for treating British soldiers, ultimately died as a result of his service to the Continental Army, having saved it through inoculation.

The Indispensables at Trenton: Crossing the Ice-Filled Delaware River Author: Patrick O'Donnell Book Title: The Indispensables: The Diverse Soldier Mariners Who Shaped the Country, Formed the Navy, and Rowed Washington across the Delaware On Christmas night 1776, Washington ordered his 2,400 men to cross the ice-filled Delaware River to attack Trenton. This "mission impossible" was only achieved due to the skill of the Marbleheaders in handling the Durham and flat-bottom boats, as all other attempts to cross the river that night failed. Their unique expertise, developed while fishing the Grand Banks, allowed them to manage the difficult currents and ice flows. The regiment was a diverse, unified team, including free men of color such as Caesar Gloverand Oliver Cromwell. After crossing in the nor'easter, the troops—many lacking shoes—marched toward Trenton. Glover's regiment was in the vanguard, marching down the river road. They secured the crucial Assunpink Creek bridge, ensuring the captured Hessians under Johann Rall had no means of retreat, leading to a decisive double envelopment victory. Days later, during the Second Battle of Trenton at Assunpink Creek, the remaining Marbleheaders held the bridge against repeated assaults by elite British grenadiers, allowing Washington to execute a feint and escape north toward Princeton. 8. Washington eventually entreated Glover to return, promoting him to general, and Glover continued fighting until 1782. Today, the Marbleheaders' story is visible through remaining historic landmarks: John Glover's house has a plaque, the Jeremiah Lee mansion serves as part of the Marblehead Museum, and notable figures are buried in Old Burial Hill. In Trenton, a statue of Marbleheader John Russell is displayed, holding an oar to symbolize the famous Delaware crossing. Henry Knox paid tribute to the regiment, stating he wished Congress had seen the men of Marblehead alone stand forward to lead the army across the perilous river to achieve the victory at Trenton.

Dr. Nathaniel Bond, a virus specialist, faced death threats and had his house surrounded by a mob after he treated wounded British soldiers following Lexington and Concord, simply following his Hippocratic oath. He was eventually exonerated after demanding a court martial. Internal betrayal was severe, exemplified by Dr. Benjamin Church, a medical doctor and influential leader who appeared to be an ardent patriot. Church, who was deep in debt, was actually General Gage's greatest spy. He sat on all major Massachusetts provincial committees, funneling crucial Patriot intelligence to Gage, informing the British general exactly where munitions were stored. Church communicated in cipher code and was known as a charming gambler and ladies' man who even faked his own involvement in battle by sprinkling blood on his stockings.

The Marbleheaders, utilizing their established supply lines, brought in the bulk of the powder and arms the British were trying to confiscate. A key early action occurred on December 14, 1774, during the raid on Fort William and Mary, which was a main powder source for the British. Led by John Sullivan and John Langdon, the raiders—tipped off by Marblehead intelligence—stormed the fort and seized the powder and cannon; the few shots fired here are considered the "first shots" of the American Revolution. Following this, in April 1775, the British marched toward Lexington and Concord. Marblehead leaders, including Elbridge Gerry, were meeting nearby and fled into a cornfield, fearing arrest. The returning British column faced thousands of angry militiamen, including the Marbleheaders, who fought them during their retreat along the Battle Road. This included a deadly stand at Menotomy (Arlington), where many patriots were slaughtered.
