Succession Planning and Growth Strategies with Thomas Carroll

Episode 070: Succession planning and growth strategies are critical considerations for RIAs seeking long-term sustainability. As firms evolve and leadership transitions occur, a well-defined succession plan ensures smooth handover and business continuity. Succession plans, coupled with strategic growth initiatives and investing in the right technology, allow RIAs to deliver better client service, attract top talent and potential leaders, and provide more sophisticated services. In this episode, Kyle Van Pelt talks with Thomas Carroll, CEO & President of Homrich Berg. Thomas has an extensive background in wealth management, both as an advisor to clients and as a leader of client service organizations. Kyle and Thomas discuss the importance of a well-defined succession plan and growth strategies, how RIAs can effectively plan succession, and how investing in technology improves client and advisor experiences. Thomas also talks about the trend of advisors and clients migrating to RIAs and the value of maintaining a culture and service model while scaling. In this episode: [02:05] - Thomas' money moment [07:05] - Homrich Berg's 12-year succession plan [10:07] - How RIAs plan for succession [13:39] - The emotional aspects of leadership transition [16:03] - Why advisors and clients migrate to RIAs [19:38] - The "Goldilocks" size for RIAs [21:59] - Maintaining the "Goldilocks" phase while scaling [25:10] - Technology investments at Homrich Berg [28:35] - Homrich Berg's philosophy for growth [30:20] - Trends in wealth management [34:05] - Thomas' Milemarker Minute Key Takeaways A well-defined succession plan is important for a smooth leadership and equity transition in RIAs. Clients are becoming more sophisticated and seeking fee-only advisors who prioritize their best interests—a trend that's driving growth for independent RIAs. The "Goldilocks" size for RIAs balances scale and client service. It is big enough to offer scale, resources, and technology investments, yet nimble and client-centric. Strategic growth can enhance client experience when combined with technology investments.  Optimizing core technology systems is more effective than acquiring multiple-point solutions. Quotes [17:08] - "The only revenue we make as a firm is providing advice to our clients. They're paying us for advice. And you're going to see more and more clients gravitate to that business model because it's inherently unconflicted. We do whatever is in the client's best interest." ~ Thomas Carroll [22:50] - "We're here to provide a comprehensive fiduciary wealth management experience in a fee-only way on a chassis of service, not a chassis of sales." ~ Thomas Carroll [28:35] - "Our goal was not to get bigger for bigger's sake. Our goal was to continue to deliver the client experience that we are committed to delivering in a fee-only construct with a service-oriented approach." ~ Thomas Carroll Links  Thomas Carroll on LinkedIn Homrich Berg Truist Bank Andy Berg TPG Capital Connect with our hosts Milemarker.co Kyle on LinkedIn Jud on LinkedIn Subscribe and stay in touch Apple Podcasts Spotify YouTube Produce game-changing content with Turncast Turncast helps your company grow by producing top-quality content and fostering transformative conversations. In this episode of the Say Yes to Holiness podcast, Christina Semmens speaks with Thomas W. Carroll, founder of the Catholic Talent Project, about the alarming trend of young people leaving the Catholic faith. They discuss the importance of strong leadership in Catholic education, the need for faithful educators, and the mission of Catholic schools to draw children closer to God. Carroll shares insights from his own faith journey and the initiatives he is implementing to recruit and train passionate teachers who can serve as witnesses of faith in the classroom. The conversation emphasizes the critical role of Catholic identity in education and the urgent need for a renewed commitment to evangelization within the Church. Takeaways The Catholic Talent Project aims to address the crisis of faith among youth. By age 13, almost half of Catholic children lose their faith. Leadership in Catholic schools is crucial for maintaining faith. Catholic schools should focus on drawing children closer to God. Recruiting faithful educators is essential for Catholic identity. Witnesses in the classroom are more effective than traditional teachers. The Church risks going the way of Europe if youth faith is not preserved. Faithful young people are needed to refresh the Church. The curriculum must integrate God at the center of education. Creating a faith community among educators enhances spiritual growth. Sound Bites "We need to put a witness in every single classroom." "The primary purpose of a Catholic school is to draw children closer to God." "We have to have constantly the church refreshed with faithful young people." Are you concerned about the rapid acceleration of technology implementation across the insurance industry? Are you unsure how new Insurtech solutions can help brokers in delivering for their clients? In this episode of the Insurance Broker Podcast, we are very pleased to be speaking with Natalie Sankala, Operations Director of TCi Futures. Originally an Insurtech-oriented research and development arm of Thomas Carroll Group, the business has since grown into a subsidiary in its own right, exploring new technology solutions for brokers and developing exciting new platforms for businesses. In conversation with Boston Tullis' Sarah Myerscough, Natalie discusses the origins of TCi Futures and how it intends to develop, in simultaneity with the increased incorporation of technology across the insurance industry. She highlights the importance of growing your technological understanding and capability for futureproofing your business.   Quote of the Episode “We have to be led by the changing needs of the clients and customer. And I think that's kind of where we came from – we understand the world around us is changing, and it's changing a lot faster than any of us could have anticipated. So, we have to put those changing needs first. I believe that we're seeing that kind of next generation of decision makers, and we need to understand how and where they want to transact where they want to do business. I'm quite passionate about creating this human centred business, with the digital toolkit so that we can be more efficient, we can automate our processes and really add value to all of our day jobs. So that, you know, we're giving that advice and the human touch where it's most important.” Natalie notes that TCi Futures aims to be a ‘human-centred business', armed with a ‘digital toolkit' to remain atop of incumbent technology trends within the industry. She calls for a similar strategy for brokers, who need to acquire a suitable knowledge and understanding of technology to keep ahead in the market, and to maintain efficiency in their processes in order to deliver the best solutions they can for clients. Even as the industry increasingly incorporates, and becomes increasingly reliant upon technology, Natalie maintains that the customer must always come first in all decision-making, and that technology must be used in order to facilitate the human interactions that remain quintessential to insurance.   Key Takeaways Natalie highlights that the insurance industry remains traditionalist in many respects, with many legacy systems to deal with. Thus, the opportunities of Insurtech, using new software and technologies to streamline the services we offer as an industry are bountiful and hugely exciting, and do not mean that the prioritisation of customer needs and human interaction need be lost. Technology needs to first and foremost be used to make the deliverance of this service more efficient and user-friendly for customers. However, it does require brokers to use some different skills, and to acquire new knowledge. Natalie notes that in an Insurtech business, you become not just insurance professionals, but also technology experts. TCi Futures have taken on their first full stack developer, signalling the opportunities for increased collaboration between insurance and technology businesses, enabling a change in mindset about how insurance does and ought to work. TCi are becoming quite independent from Thomas Carroll Group, and believe that they have a role to play in educating and supporting other brokers through the changes that new technologies will bring in the years to come. Broking is due to transform, and Insurtech platforms and solutions will be at the forefront of that transition. While most brokers are used to having traditional conversations around business risk, TCi Futures want to broaden this, to explore more generally what's troubling brokers within their businesses and how, through the use of technology, smart platforms and software, TCi can help. If you're facing challenges and pain points that could be curbed with technology, get in touch with Natalie today – her contact details are below!   Best Moments/Key Quotes “What we've realised now is that through technology, and also having the right people around us, that actually anything is possible. So, we can kind of go ahead with that blank piece of paper and put those plans into practice.”   “What I've learned, and kind of the biggest challenge really is that we can come now collide some very different skills. So as an example, we've taken on our very first full stack developer. It allows us to become not just insurance people, but we can now become quite technical in our conversation. So, I think bringing together these very different worlds is very exciting, whilst challenging. We have some mindsets to change.”   “It's about putting our people first. We really have to be listening to our clients, our colleagues, business friends. So, let's remember that whilst the technology is excellent, it's not going to work unless we have the right people around us.”   Resources TCi Futures - https://www.tcifutures.co.uk/ Thomas Carroll Group - https://www.thomascarroll.co.uk/   About the Guest Natalie Sankala is the Operations Director of TCi Futures. She has worked with Thomas Carroll for just over nine years, in sales, marketing and development. Through TCi Futures, she aims to disrupt the industry in a progressive way, to broaden the scope of what is possible through technology, by putting time and resources into exploring ways of doing things differently. When you hold a position of authority in Catholic education and you believe that the #1 goal of Catholic schools is to evangelize, then that affects everything you do. It affects who you hire and why, what your priorities are, how you think about curriculum and culture, and what you value in the hard decisions you have to make in times of trial or crisis. You give an account of why the kind of education you provide matters by what you place as your #1 goal, not just in print or in theory, but in practice. My guest today is shaping one of the largest and oldest Catholic school systems in the United States with precisely that goal in mind. Thomas Carroll is Secretary of Education and Superintendent of Catholic Schools in the Archdiocese of Boston. A longtime leader in education and in community development, Mr. Carroll has been leading Catholic schools in Boston since 2019.

Note: This is Part 1 of an episode co-release detailing responses to the #DisruptTexts movement which caught national attention. As Superintendent of Schools for the Boston Archdiocese, Thomas Carroll joins Jeremy to discuss the challenges that he faced in his new role during a global pandemic.  Amid public statements by Massachusetts' three largest teachers unions indicating that schools would continue remote-learning indefinitely, Mr. Carroll weighed the evidence and sought to re-open Catholic schools in Boston. His decision—while initially receiving backlash—produced outcomes lauded by Mass. Gov. Charlie Baker, and the reopenings were featured in several national newspapers. Mr. Carroll discusses these events, as well as his larger goals and work toward revitalizing Catholic education by moving the schools away from secularization and re-focusing on religious formation. Tom also discusses his response to the #DisruptTexts movement which caught national attention on Twitter as members of the coalition congratulated their work in having Homer's Odyssey removed from a Mass. school curriculum. The major tax reform law that passed Congress in mid-December 2017 included a provision expanding the use of so-called 529 plans—tax free savings accounts that allow parents to put away money for their children’s college education. Now, they can be used for elementary and secondary education too. In this week’s Episode 6 of Reality Check with Jeanne Allen, Thomas Carroll, a leader in the effort to include the measure in the tax bill, explains why it’s so important: “it’s the first time that a national school choice measure has been adopted [at the federal level] in the past 20 years.” Carroll knows what he’s talking about—he helped create New York’s charter school law and founded a network of high-performing urban charter schools.
