Precisamos alcançar o ponto de equilíbrio. Vamos abrir uma divisão de fintech, então precisaremos de novos tipos de talentos nessa área, e também vamos encerrar nossas operações no país X, Y, Z. Assim, gostaria que vocês me ajudassem a desenhar cada elemento do meu custo total de mão de obra." Quais benefícios eu devo oferecer? Quanto eu devo aumentar nos salários baseado nesse objetivo de ponto de equilíbrio, na minha retenção anterior, no índice de conversão de candidatos que já tivemos? Existe uma enorme quantidade de dados que podem ser usados, digamos, para otimizar essas decisões. E tudo isso pode começar a partir de um input estratégico de alto nível, como esse, composto por uma ou duas frases de um executivo, e, a partir daí, podemos fazer todo o trabalho e voltar com soluções para o cliente. Realmente acredito que é assim que as empresas tomarão decisões no futuro. E, honestamente, colocaria vocês nessa categoria. Não é fácil apontar para uma empresa específica, em outro lugar, fazendo algo verdadeiramente parecido com o que vocês estão fazendo. Vocês estão assumindo riscos reais de inovação e realmente estão na vanguarda do que é possível nessa área de atuação em que vocês trabalham. Chris, agora vamos mudar para o inglês para começar nosso episódio, já que temos um gringo aqui no programa hoje – gringo, como eu, de várias maneiras. Quando comecei minha carreira como empreendedor aqui no Brasil, havia muitos de nós. Era na época da Rocket Internet: tinha muitos alemães, americanos e franceses. E então, durante um tempo, eles meio que desapareceram. Provavelmente tem a ver com os altos e baixos econômicos do Brasil, mas eis que agora você está aqui, um gringo na cidade, construindo algo no Brasil. Algo realmente único e intrigante. Eu adoraria ouvir mais: você pode compartilhar um pouco sobre o seu passado, sua trajetória e o que o trouxe ao Brasil e à decisão de começar a Comp localmente? Chris: Claro! Que honra! Acho que sou o primeiro gringo no podcast, então estou honrado de ser o primeiro. Um pouco sobre mim – sou meio holandês e meio americano. Nasci na Holanda e cresci principalmente nos EUA. Quando jovem, meu sonho era jogar futebol profissional. Além de ser o “gringo” com quem você está conversando agora, meu segundo maior orgulho é que joguei contra o Mbappé na França quando eu tinha cerca de 14 anos. Mas, em certo ponto, percebi que não seria bom o suficiente para fazer disso uma carreira. Eu fui jogar na universidade e estudei na Cornell, em Nova York. Foi lá que conheci meu cofundador brasileiro, chamado Pedro, há mais ou menos uns 7 ou 8 anos. Estávamos em uma aula de comunicação empresarial, onde a tarefa era dar um discurso inspirador sobre algo que queríamos fazer em nossa carreira. Todo mundo na classe dizia que queria trabalhar no Goldman Sachs como banqueiro ou ser consultor na McKinsey. Pedro e eu fomos os únicos a falar sobre empreendedorismo. Achei que Pedro fez um discurso muito carismático e emocional sobre porque queria ser empreendedor. Mas o professor, depois do discurso dele, disse algo como: “Pedro, tenho certeza de que o que você disse foi ótimo, mas não consegui entender por causa do seu sotaque brasileiro. Você precisa melhorar isso se quiser passar nessa matéria." Após a aula, fiz uma brincadeira com ele, e acabamos nos tornando amigos por sermos os únicos da turma com mentalidade empreendedora. Começamos a almoçar juntos, a trocar ideias, etc. Durante nosso segundo ano de faculdade, começamos um negócio de entrega de comida. Entregávamos açaí para estudantes no campus e alguns outros itens de café da manhã. A inovação que criamos, entre aspas, foi que, diferente de plataformas como Uber Eats, iFood ou DoorDash, onde cada entrega é feita separadamente, nós coletávamos vários pedidos de uma vez para reduzir o preço da entrega. Em vez de uma pessoa da entrega pegar um pedido por vez, pegávamos, por exemplo, 8 ou 10 pedidos de uma só vez. Dessa forma, reduzíamos o custo para o consumidor e tornávamos o processo mais eficiente. Como muitos estudantes moravam próximos uns dos outros no campus, fazia sentido. Além disso, ajudávamos restaurantes fora do campus a atender os estudantes e a gerar mais receita durante as manhãs, quando eles tinham capacidade ociosa. Esse foi, basicamente, o nosso modelo de negócio. Chegamos a levantar capital de algumas aceleradoras, crescemos para uma equipe de 30 pessoas, aprendemos muito, mas tivemos o que chamamos de uma saída pequena. Não foi um grande sucesso financeiro, mas aprendemos que amávamos ser empreendedores. Até hoje, não sei explicar de forma 100% racional; foi mais emocional, e ainda é. Amamos construir algo do zero, trabalhar com colegas inteligentes e ambiciosos, enfrentar novos desafios todos os dias. Também aprendemos que adorávamos trabalhar juntos, e nos comprometemos a continuar trabalhando juntos por anos. Então, dessa experiência, não tivemos um grande retorno financeiro, mas conquistamos uma parceria de longo prazo entre mim e o Pedro. Depois de nos formarmos, trabalhei na General Atlantic, uma firma global de private equity focada em estágio de crescimento (Series B, Series C). Lá, me concentrei em empresas de tecnologia B2B e avaliei várias empresas de recrutamento, performance, folha de pagamento, compensação, etc. Foi um lugar fantástico para aprender e, eventualmente, acabei mergulhando fundo na área de tecnologia para RH, que encabeça o que fazemos hoje na Comp. Florian: Impressionante! Há muito o que explorar só nessa parte da sua trajetória, e também muitos aspectos em comum, Chris. Eu também joguei futebol, mas, infelizmente, não contra o Mbappé. Essa é uma ótima história! Você deveria contar isso mais vezes. Chris: Eu até contaria mais vezes, mas perdemos aquele jogo de 5 a 1. Florian: Ele marcou? Chris: Ele marcou três vezes. Florian: Uau. Já dava pra perceber que ele era incrível, né? Chris: Sim, dava pra ver que ele era fantástico. Florian: Então provavelmente você está em um daqueles vídeos caseiros onde o Mbappé destrói todo mundo, e você é um dos meninos tentando detê-lo no vídeo. Chris: Eu adoraria ver esse vídeo, por mais embaraçoso que fosse. Florian: Muito bom. Mas voltando ao que você mencionou, algo que capturou minha atenção foi quando você disse que, até hoje, não sabe muito bem por que quis começar uma empresa, dizendo ser um processo emocional. E, em muitos aspectos, isso se assemelha a ser uma criança querendo ser jogador de futebol, certo? É mais como um sonho, algo que você simplesmente quer fazer. E, como empreendedor, esperamos que você acabe se tornando mais um "Mbappé", do que "Chris". Mas, me conte um pouco mais sobre como vocês construíram a empresa na faculdade, venderam e seguiram em frente. Você sabia que ia começar outra empresa? E trabalhar na General Atlantic foi mais um “deixa eu olhar o mundo real e adquirir habilidades” ou algo mais? Como foi essa decisão? Para você, foi sempre óbvio que aquilo era algo temporário e que você voltaria a ser fundador? Chris: Sim, diria que foi algo assim. No último semestre da faculdade, Pedro e eu fizemos uma promessa um ao outro de que, em até 3 anos, iríamos começar um negócio juntos. Pedro foi trabalhar em um cargo de produto no Vale do Silício, enquanto eu fui para a General Atlantic, mas o plano era claro: trabalhar por alguns anos, ter experiências complementares em nossas trajetórias e aprender como é estar no “mundo real”. Queríamos construir um currículo sólido, mesmo que por apenas 1 ou 2 anos. Mas sabíamos, desde o dia em que paramos de trabalhar no negócio de entrega de açaí, que um dia voltaríamos. Florian: E vocês sabiam que seria vocês dois juntos novamente. Chris: Exatamente. Disso nós tínhamos certeza. Não sabíamos se seria uma empresa B2B, B2C, em qual setor, ou mesmo em qual geografia, mas sabíamos que seria nós dois. Acabamos indo para o mundo do tech para RH porque foi o foco do meu trabalho na General Atlantic, e posso aprofundar mais sobre isso. Florian: Legal, fale mais sobre isso. Acho muito interessante. Chris: Eu diria que existiam alguns temas principais. Na General Atlantic, como a maioria das empresas de investimento, o papel dos analistas juniores é basicamente buscar oportunidades e fazer diligências, no nosso caso, em empresas de tecnologia em estágios mais avançados (Series B em diante). Algo que me surpreendeu inicialmente – e lembro de comentar isso com o Pedro – foi que, ao fazermos diligência em empresas promissoras, percebíamos que a maioria dos CEOs tinha muita clareza sobre sua estratégia de mercado e visão do produto, mas, por outro lado, não tinham tanto domínio sobre a estratégia relacionada às pessoas que fazem todas essas coisas acontecerem. Perguntávamos coisas como: “Por que vocês têm essa divisão específica de salário fixo versus variável?”, ou “Quais são os custos associados à folha de pagamento nessa região ou país, se você contratar CLT ou prestadores de serviço?”. Também perguntávamos coisas como: “Como os gestores conseguem orçamento para novas contratações?” ou “Como vocês alocam o orçamento de aumento salarial anual?”. E a maioria dos líderes usava uma boa dose de intuição para responder a essas questões. Isso não é necessariamente errado, mas começamos a chamar isso de “estratégia de custo de mão de obra”. E ficou claro para nós que, mesmo em empresas modernas de tecnologia e serviços, onde 50% a 80% do orçamento operacional vai para folha de pagamento e benefícios, a abordagem usada para essas questões era baseada em “achismos”. O foco nessas decisões críticas parecia ser insuficiente. Outra coisa que eu aprendi na General Atlantic foi a operação do RH, ou seja, o lado operacional do RH, e não tanto o estratégico. Quando digo operacional, quero dizer as atividades diárias geridas, muitas vezes, em planilhas de Excel e PDFs. Observamos que esse era um espaço relativamente saturado globalmente. Em qualquer mercado grande (Latam, EUA, Europa, etc.), havia dezenas de empresas vendendo ferramentas de software que ajudavam as empresas a gerenciar diferentes partes da área de RH: desde folha de pagamento até recrutamento, desempenho, entre outros. Avaliamos que o lado operacional já tinha muitos concorrentes e seria muito difícil entrar nesse mercado com um SaaS tradicional. Além disso, percebemos que, enquanto o lado operacional era bem atendido, o lado estratégico – especificamente em relação a compensação e estratégia de custo de mão de obra – ainda dependia amplamente de consultorias como Mercer, Korn Ferry e Willis Towers Watson. Essas consultorias são extremamente caras e com NPS negativo. Foi um momento de “eureka” perceber que, apesar do custo alto, os resultados obtidos com essas consultorias não atendiam às expectativas. Além disso, muitas decisões relacionadas à compensação nas empresas ainda eram feitas de forma pouco transparente, tanto para recrutadores quanto para os próprios colaboradores. A compensação como um todo parecia ser um “problema cabeludo” tanto do lado da empresa quanto do colaborador. E foi aí que começamos a explorar a ideia de construir uma empresa que ajudasse outras empresas com suas estratégias de compensação total. Florian: Super interessante, Chris. Isso faz muito sentido. Por que você não nos conta um pouco mais sobre a evolução do produto da Comp e como a empresa começou? Também trabalhamos juntos nisso, então vi boa parte da jornada. Quando começaram, e quando investimos em vocês pela primeira vez, a ideia e o produto inicial eram, essencialmente, um banco de dados de compensação, com dados em tempo real. E foi incrível como vocês conseguiram atrair várias techs para participarem da plataforma, compartilhando, de forma anônima, os dados de compensação. Em troca, essas empresas recebiam benchmarks do mercado. Se minha descrição não for precisa, me corrija. Mas esse era o produto inicial. Como o valor evoluiu desde então? O que vocês aprenderam ao longo desses últimos anos e, agora, qual o principal valor que a Comp entrega? Chris: Certo! Há muita coisa para discutir aqui. Mas sim, começamos exatamente como você descreveu. Criamos um banco de dados de compensação, que é o primeiro produto. A proposta de valor para os clientes era: para tomar a maioria das decisões sobre salários, benefícios, bônus, e incentivos de longo prazo, eles precisariam de benchmarks do mercado. Quer dizer, dados específicos sobre o que os concorrentes diretos estão fazendo. E, claro, cada cliente precisa de benchmarks diferentes: por exemplo, uma empresa pode querer comparar seus engenheiros com Nubank e PicPay, mas precisa olhar para Itaú ou Bradesco quando se trata de analistas financeiros. O primeiro produto que criamos foi, basicamente, isso: um banco de dados com rede de dados altamente valiosa. Quanto mais empresas participam da base compartilhando seus dados anonimamente, mais robusto o banco de dados fica para todos. Por isso, disponibilizamos essa ferramenta gratuitamente – além do fato de que não existe orçamento tão significativo destinado apenas para a aquisição de benchmark. Hoje, temos mais de 1.000 empresas usando esse produto na América Latina, com foco no Brasil, além de algumas multinacionais que têm operações locais. Continuamos expandindo: começamos apenas com benchmarks de salário, mas já adicionamos dados sobre modelos de salário variável, benefícios, incentivos de longo prazo e até análises organizacionais como número médio de subordinados por gestor. Agora, ajudamos os clientes em duas frentes principais: estratégia e implementação. Sobre estratégia: hoje empresas nos contratam para desenhar ou revisar a estratégia de compensação. Isso inclui desde construir tabelas salariais até planos de bônus e benefícios. Por outro lado, também fornecemos ferramentas para implementar essas políticas, automatizando promoções, comunicação de benefícios, entre outras atividades. Florian: Super interessante, Chris. Notei que você não mencionou a palavra "IA" ao falar do produto, o que é curioso, porque vejo a Comp como uma empresa nativa de IA. Vamos falar um pouco sobre o que significa ser uma empresa nativa de IA, tanto no produto quanto na cultura. Como vocês estão utilizando IA para liderar essa categoria de "selling work"? Chris: Ótima pergunta. Talvez a primeira coisa a abordar seja por que não mencionamos IA ao falar da Comp. Diferente de outras empresas de "selling work", que tentam eliminar completamente a necessidade de humanos na operação, nós intencionalmente mantemos humanos no processo. Isso porque acreditamos que, em decisões estratégicas como compensação, é crucial ter um especialista humano envolvido. Nosso diferencial é que usamos IA para apoiar esses especialistas. A IA nos ajuda a analisar grandes volumes de dados, identificar padrões e fornecer recomendações baseadas em dados. Mas o toque humano ainda é essencial, especialmente em decisões estratégicas críticas. Florian: Faz sentido. E como vocês têm se saído em termos de tração e marcos importantes? Chris: Hoje, temos mais de 1.000 empresas usando nosso produto de benchmark e mais de 100 clientes pagantes utilizando nossos serviços de estratégia e implementação. Crescemos mais de 8x ano a ano em 2024 com uma equipe enxuta de 16 pessoas. Florian: Impressionante. E como vocês pensam sobre a cultura da empresa, especialmente em um ambiente de crescimento tão rápido? Chris: Temos sido muito intencionais sobre manter a equipe pequena e focada. Acreditamos que uma equipe menor e altamente qualificada é mais eficiente e ágil. Isso nos permite evitar burocracia e tomar decisões rapidamente. Também incentivamos uma cultura de colaboração e propriedade, onde cada membro da equipe é incentivado a assumir responsabilidade e contribuir ativamente. Florian: Muito interessante, Chris. E quais são os maiores desafios que vocês enfrentaram até agora? Chris: Um dos maiores desafios tem sido vender para compradores avessos ao risco, como o RH. É difícil convencê-los a adotar uma nova abordagem sem muita confiança. Investimos muito em construir nossa marca e estabelecer confiança com nossos clientes. Outro desafio é educar o mercado sobre o valor que oferecemos. Muitas vezes, os clientes não percebem que têm um problema até que seja tarde demais. Por isso, começamos com contratos menores e expandimos conforme ganhamos a confiança do cliente. Florian: E quais são os planos futuros para a Comp? Chris: Temos ambições globais. O problema que resolvemos é universal, e acreditamos que podemos levar nossa abordagem para outros mercados. Estava eu a pé e parei para atravessar a rua, na faixa de pedestres. Enquanto esperava o sinal fechar para os carros, avistei na outra margem uma garota, também aguardando para atravessar. Notei que ela levava uma bengala, e também usava óculos escuros. O sinal abriu para nós que esperávamos, e iniciei a travessia. A moça ficou parada no mesmo lugar. Quando já estava bem perto, constatei que ela era cega, não enxergava. Ao me aproximar, perguntei se ela queria cruzar a rua. Ela aceitou a ajuda, e agradeceu imensamente. Enquanto eu a guiava, ela comentou que faltam por aqui aqueles avisos sonoros nos semáforos, indicando que o caminho está livre. Com esse sinal, a pessoa que tem a visão comprometida consegue uma maior autonomia, sem depender da boa vontade de outros para ajudar na simples tarefa de atravessar a rua (simples para quem vê, não é mesmo?). Mais à frente no percurso que eu fazia até o supermercado, presenciei uma triste cena: uma família com uma criança sendo obrigada a entrar pela porta dos fundos em um museu. A mãe bradava aos quatro ventos que nunca viu aquele tipo de humilhação. O caso era que seu filho tinha uma doença e usava uma cadeira de rodas para se locomover. A recepcionista tentou pôr panos quentes, explicando que a arquitetura era reaproveitada e, para preservar a fachada daquele prédio colonial, a forma que encontraram de instalar o elevador tinha sido aquela, pelos fundos. Era pegar ou largar. Eu fiquei pensando nas palavras daquela mãe, do estigma que já carrega, e ainda não poder entrar pela porta da frente na maior parte dos lugares. Sou yasmim de bh, tenho 22 anos e estudo em busca de passar em medicina desde os 18, com o passar dos anos fui entendendo que o modo que eu estudava me deixava fixa no mesmo lugar com notas praticamente iguais todo ano, apesar do grande esforço, então fui buscando formas de estudo e de revisar. Neste ano comecei a minha jornada em casa e decidi estudar por questões e a teoria fui vendo aulas dos conteúdos que eu tinha maior dificuldade e buscando uma forma de seguir meu cronograma, aí encontrei o hospital questiona e o que mais me motivou foi ver que eu tinha capacidade suficiente pra dominar a Matemática (era meu ponto fraco) e que eu só precisava confiar mais nas minhas respostas ao invés de sempre duvidar e alterá-las. Notei também que eubestava evoluindo apesar de toda exaustão e ansiedade sofrida nesse processo e isso me deu maior motivação. E um processo muito dolorido internamente todos os dias da uma grande vontade de desistir pelo medo advindo de tentativas anteriores que deram erradas mas manter o objetivo em mente pra alcançar uma vaga na faculdade que eu sonho tem sido o que mais me motiva e também o meu grande sonho de poder cuidar dos meus avós. Com isso, acordo todos os dias com a mesma sensação de insegurança mas sigo dando o meu melhor e fazendo a minha crença de que uma hora vai ser maior que meu medo

Já voltaram de férias? Foram boas? Divertiram-se? Comeram e beberam? Riram-se e abraçaram? Nadaram ou fizeram boas caminhadas? Ou simplesmente leram um bom livro e ficaram a ver as estrelas nas noites quentes? Os frescas. Que este verão está a ser ventoso. Nesta edição falámos de alta cozinha. E já vamos falar do bom que é saborear grandes, frescos e suculentos alimentos cozinhados com quem sabe muito de sabores. Mas quero ainda deixar um pé nas férias para notar que os preços estão pela hora da morte. A vida está cara, mas o sector do turismo está a abusar. A desgraçada da inflação de 10% transforma-se como que por multiplicação dos pães em 20 a 30% na fatura dos restaurantes e hotéis. Os pratos mais banais, da omeleta de pouco mais que ovos ao bitoque subiram dos 10 euros para os 13. Os pratos especialidade da cada dos 12 para os 19. Com aquele detalhe irritante do acompanhamento agora vir quase sempre à parte com mais 3 ou 4 euros extra. As sobremesas cresceram em preço e diminuíram de tamanho e o café dos 70 cêntimos passou para um euro por rotina ou euro e meio para ser bebido na esplanada. Mas a questão dos preços no turismo não tem só a ver com euros. Também tem a ver com serviço. Notei nos últimos meses que estão a desaparecer os empregados de sempre dos nossos cafés e restaurantes. O empregado simpático, bom comunicador, conhecedor dos nossos gostos e até, às vezes, desgostos. Mas principalmente capazes de nos mimarem de ter connosco boas ainda que breves interações. Para onde foram estas pessoas? Porque vieram outras pessoas, mais mecânicas, menos comunicadoras, mais viradas para fazer o que há para fazer, e menos para cuidar, para acolher. Como se o ato de ir comer ou dormir num sítio bom fosse um mero ato burocrático, ou administrativo. Essa reflexão fez-me querer recuperar a conversa que o Chef José Avillez me ofereceu. Leitura bíblica do dia: 1 Timóteo 5:1-8 Plano de leitura anual: Salmo 119:1-88; 1 Coríntios 7:20-40; Duas mulheres ocuparam os assentos do corredor na mesma fileira. Observei suas interações durante o voo. Elas se conheciam e pareciam aparentadas. A mais nova, provavelmente em seus 60 anos, passava à idosa, em torno de 90: fatias de maçã, sanduíches caseiros, depois uma toalha de higiene e, por fim, o exemplar de um jornal. Cada item era entregue com tanta ternura e dignidade. Quando saíamos do avião, eu disse à mulher mais nova: “Notei como você se importava com ela. Foi lindo”. Ela respondeu: “Ela é minha mãe, a minha melhor amiga”. Não seria ótimo se todos nós pudéssemos dizer algo assim? Alguns pais são como os melhores amigos, outros nem tanto. Na verdade, muitos desses relacionamentos familiares, na melhor das hipóteses, são sempre complicados. Embora a carta de Paulo a Timóteo não ignore essa complexidade, ela ainda nos convida a colocarmos como nossa “primeira responsabilidade […] mostrar devoção no lar e retribuir aos pais o cuidado recebido […] especialmente dos de sua própria família” (1 Timóteo 5:4,8). Muitas vezes, praticamos esse cuidado apenas quando os familiares foram ou ainda são bons para nós. Em outras palavras, se eles merecem. Mas Paulo oferece uma razão melhor para recompensá-los. Lemos no verso primeiro, as seguintes palavras: “Então, observei que emergiu do mar uma Besta que tinha dez chifres e sete cabeças e, sobre os chifres, dez coroas, e, em cada cabeça, um nome de blasfêmia!” Já notamos que chifres, cabeças, coroas, nos remetem a compreender pelas Escrituras que essa visão se trata de uma espécie de governo. No segundo verso temos mais informações importantes: “E a Besta que vi era semelhante a um leopardo, porém tinha pés como os de urso e boca como a de leão. O Dragão passou à Besta o seu poder, o seu trono e grande autoridade”. Os animais mencionados estão representando figuradamente que esse governo tem muito poder e ferocidade, que vai ser aumentado e potencializado quando o próprio Satanás conferir a ele o seu poder, o seu trono e a sua autoridade, é um governo militar extremamente poderoso. Continuamos a leitura: “Notei que uma das cabeças da Besta parecia ter sofrido um golpe mortal, contudo, tal ferimento de morte foi curado. E toda a humanidade ficou maravilhada e seguiu a Besta". Passaram a adorar o Dragão, o qual tinha transferido autoridade à Besta, então todos também começaram a adorar a Besta, exclamando: “Quem é semelhante à Besta? Quem pode guerrear contra ela?” À Besta foi concedida uma boca para pronunciar palavras arrogantes e blasfemas, e lhe foi transmitida autoridade para realizar suas obras por quarenta e dois meses. Então, abriu a boca em blasfêmias contra Deus e para amaldiçoar o seu Nome, seu Tabernáculo e os que habitam nos céus (Ap 13.3-6). Através desses versos notamos que tal governo bestial já fora ferido anteriormente, porém teve uma capacidade de restauração que deixou a muitos maravilhados e aptos a seguirem a sua direção, fazendo isso eles passaram a adorar o próprio Diabo, porque é ele e suas hostes da maldade que estão por trás desse governo, governo esse que aos olhos humanos e caídos é imbatível e incomparável (como os babilônios, persas, gregos e romanos também acreditavam). As marcas expressas dele são arrogância e blasfêmias, apesar de toda essa imponência tem seus dias contados, é um governo que fala contra Deus e contra sua casa abertamente. Seguimos nossa leitura: “Foi-lhe concedido também poder para guerrear contra os santos e vencê-los. E recebeu autoridade sobre toda tribo, povo, língua e nação. Todos os habitantes da terra adorarão a Besta, ou seja, todos os que não tiveram seus nomes escritos no Livro da Vida do Cordeiro, que foi imolado desde a criação do Universo. Aquele que tem ouvidos, compreenda esta palavra: “Se alguém tem de ir para o cativeiro, certamente, para o cativeiro irá. E se alguém matar a espada é necessário que pela espada seja morto!” (Ap 13.7-10). Através dessas palavras, vemos que no tempo desse governo haverá uma perseguição contra o povo de Deus e uma suposta vitória para eles, pois, vão dominar o mundo e receber muita adoração de praticamente todo mundo, menos dos que tem o seu nome escrito no livro da vida do Cordeiro Jesus. Aleluia! Seguimos o texto que vai nos dizer que: “Vi ainda emergir da terra outra Besta com dois chifres semelhantes aos de um cordeiro, e ela se expressava como o Dragão. Também exercia a mesma autoridade da primeira Besta, em nome dela, e obrigava a terra e seus habitantes a adorarem a primeira Besta, cujo ferimento mortal tinha sido curado. Ela realizava grandes sinais à vista da humanidade, de maneira que fazia até descer fogo do céu para a terra; e, por intermédio dos sinais que lhe fora permitido realizar em nome da primeira Besta, enganou os habitantes da terra e ordenou-lhes que edificassem uma imagem em honra à Besta que fora ferida de morte pela espada, contudo sobrevivera.

O moçambicano Mário Macilau venceu o prémio francês de fotografia Roger Pic 2023, com um trabalho intitulado “Fé”, em que retrata crenças e ritos tradicionais em Moçambique. A distinção vai ser acompanhada por uma exposição na galeria Fisheye, em Paris, de 12 de Setembro a 21 de Outubro. “Significa encorajamento, reconhecimento do meu trabalho, elevação daquilo que é a bandeira moçambicana e, também, tentar colocar Moçambique num mapa mundial a nível das artes”, começou por descrever Mário Macilau à RFI sobre este prémio que, anualmente, distingue “um portfolio fotográfico testemunha de um olhar humanista e generoso”. Como a maior parte do projecto foi feito na praia, é inevitável não ver alguns traços das pessoas que vão para esses espaços”, descreve o artista que vive entre Portugal, Moçambique e a África do Sul. Em “Fé” a convicção é a mesma. “A fotografia é uma forma de congelar momentos, de congelar as pessoas numa determinada idade, numa determinada cultura, numa determinada forma. A fotografia tem o poder de servir como testemunha, de revelar diversas coisas. A nossa própria memória é capaz de nos trair, a fotografia é inalterável”, conclui Mário Macilau.

Summary This post asks whether we can improve forecasts for binary questions merely by selecting a few accomplished forecasters from a larger pool. Using Metaculus data, it compares the Community Prediction (a recency-weighted median of all forecasts) with a counterfactual Community Prediction that combines forecasts from only the best 5, 10, ..., 30 forecasters based on past performance (the "Best") and a counterfactual Community Prediction with all other forecasters (the "Rest") and the Metaculus Prediction, Metaculus' proprietary aggregation algorithm that weighs forecasters based on past performance and extremises forecasts (i.e. pushes them towards either 0 or 1) The ensemble of the "Best" almost always performs worse on average than the Community Prediction with all forecasters The "Best" outperforms the ensemble of all other forecaster (the "Rest") in some instances. the "Best" never outperform the "Rest" on average for questions with more than 200 forecasters performance of the "Best" improves as their size increases. They never outperform the "Rest" on average at size 5, sometimes outperform it at size 10-20 and reliably outperform it for size 20+ (but only for questions with fewer than 200 forecasters) The Metaculus Prediction on average outperforms all other approaches in most instances, but may have less of an advantage against the Community Prediction for questions with more forecasters The code is published here. Conflict of interest noteI am an employee of Metaculus. I think this didn't influence my analysis, but then of course I'd think that, and there may be things I haven't thought about. Introduction Let's say you had access to a large number of forecasters and you were interested in getting the best possible forecast for something. Maybe you're running a prediction platform (good job!). Or you're the head of an important organisation that needs to make an important decision. Or you just really really really want to correctly guess the weight of an ox. What are you going to do? Most likely, you would ask everyone for their forecast, throw the individual predictions together, stir a bit, and pull out some combined forecast. The easiest way to do this is to just take the mean or median of all individual forecasts, or, probably better for binary forecasts, the geometric mean of odds. If you stir a bit harder, you could get a weighted, rather than an unweighted combination of forecasts. That is, when combining predictions you give forecasters different weights based on their past performance. This seems like an obvious idea, but in reality it is really hard to pull off. This is called the forecast combination puzzle: estimating weights from past data is often noisy or biased and therefore a simple unweighted ensemble often performs best. Instead of estimating precise weights, you could just decide to take the X best forecasters based on past performance and use only their forecasts to form a smaller ensemble. (Effectively, this would just give those forecasters a weight of 1 and everyone else a weight of 0). Presumably, when choosing your X, there is a trade-off between "having better forecasters" and "having more forecasters" (see this and this analysis on why more forecasters might be good). (Note that what I'm analysing here is not actually a selection of the best available forecasters. The selection process is quite distinct from the one used for say Superforecasters, or Metaculus Pro Forecasters, who are identified using a variety of criteria. Introduction Everyone likes forecasts, especially if they are accurate (well, there may be some exceptions). As a forecast consumer the central question is: where should you go to get your best forecasts? If there are two competing forecasts that slightly disagree, which one should you trust most? There are a multitude of websites that collect predictions from users and provide aggregate forecasts to the public. Unfortunately, comparing different platforms is difficult. Usually, questions are not completely identical across sites which makes it difficult and cumbersome to compare them fairly. Luckily, we have at least some data to compare two platforms, Metaculus and Manifold Markets. Some time ago, David Glidden created a bot on Manifold Markets, the MetaculusBot, which copied some of the questions on the prediction platform Metaculus to Manifold Markets. Methods Manifold has a few markets that were copied from Metaculus through MetaculusBot. I downloaded these using the Manifold API and filtered for resolved binary questions. There are likely more corresponding questions/markets, but I've skipped these as I didn't find an easy way to match corresponding markets/questions automatically. I merged the Manifold markets with forecasts on corresponding Metaculus questions. I restricted the analysis to the same time frame to avoid issues caused by a question opening earlier or remaining open longer on one of the two platforms. I compared the Manifold forecasts with the community prediction on Metaculus and calculated a time-averaged Brier Score to score forecasts over time. That means, forecasts were evaluated using the following score: S(p,t,y)=∫Tt0(pt−y)2dt, with resolution y and forecast pt at time t. I also did the same for log scores, but will focus on Brier scores for simplicity. I tested for a statistically significant tendency towards higher / lower scores on one platform compared to the other using a paired Mann-Whitney U test. (A paired t-test and a bootstrap analysis yield the same result.) I visualised results using a bootstrap analysis. For that, I iteratively (100k times) drew 64 samples with replacement from the existing questions and calculated a mean score for Manifold and Metaculus based on the bootstrapped questions, as well as a difference for the mean. The precise algorithm is: draw 64 questions with replacement from all questions compute an overall Brier score for Metaculus and one for Manifold take the difference between the two repeat 100k times Results The time-averaged Brier score on the questions I analysed was 0.084 for Metaculus and 0.107 for Manifold. The difference in means was significantly different from zero using various tests (paired Mann-Whitney-U-test: p-value < 0.00001, paired t-test: p-value = 0.000132, bootstrap test: all 100k samples showed a mean difference > 0). Results for the log score look basically the same (log scores were 0.274 for Metaculus and 0.343 for Manifold, differences similarly significant). Por isso trouxemos a Travesti Bionda para nos contar um pouco de suas experiências sejam pessoais ou com outras travestis. O assunto de religião também se fez presente, a Bionda tem como religião a umbanda, mas também foi raspada, ou seja, iniciada no candomblé, por tanto, tem as duas como religião, ambas sempre respeitando a comunidade e aceitando a todos da sigla LGBTQIA+. Notei que a maioria dos entrevistados eram ou da umbanda, ou do candomblé, podemos então dizer que alguns membros da comunidade procuram religiões como o candomblé ou a umbanda, por elas não serem LGBTfóbicas?

Not by activists, not by mass movements, not by charities and not by an insurgent global proletariat. The world will not be ‘saved’. This realisation hurts people. They don’t want it to be true! But it probably is. These realisations, this abandonment of illusions should not become disabling. Yet if one believes that it’s all or nothing, then there is a problem. Many friends have ‘dropped out’ of the ‘movement’ whilst others have remained in old patterns but with a sadness and cynicism which signals a feeling of futility. Some hover around scenes critiquing all, but living and fighting little. “It’s not the despair — I can handle the despair. It’s the hope I can’t handle.” [1] The hope of a Big Happy Ending, hurts people; sets the stage for the pain felt when they become disillusioned. Because, truly, who amongst us now really believes? How many have been burnt up by the effort needed to reconcile a fundamentally religious faith in the positive transformation of the world with the reality of life all around us? Yet to be disillusioned — with global revolution/with our capacity to stop climate change — should not alter our anarchist nature, or the love of nature we feel as anarchists. There are many possibilities for liberty and wildness still. What are some of these possibilities and how can we live them?
