The "NO" Challenge: Making Bold Asks, and Aiming For Rejection

Crina and Kirsten Get to Work

Play Episode Listen Later Feb 7, 2025 38:04

Today on Crina and Kirsten Get to Work our badass duo gets up close and personal with an exercise created by social scientist, author and speaker Alison Fragale.  Fragale has written a great book, How to be a Likeable Badass.  Fragale suggests one of the keys to being a likeable badass is asking for what you want—boldly, frequently, and strategically -- and she has developed an exercise on asking - the No Challenge. The Challenge: Get 10 Nos The idea? Ask for things you want until you get 10 rejections. Why? Because asking builds resilience and rejection isn't as painful as we think. What should you ask for?  Well, anything you want - from asking your partner to not only make dinner, but also clean up to a raise or more flexibility, maybe a sabbatical, or how about just an upgrade to your hotel room? This exercise illustrates that when we ask, we get more of that we want, build confidence around asking, learn more about the nuances of rejection (may the no is only for now but a yes may come later, maybe there is no to the ask, but yes to something else or maybe the question creates an opportunity for connection and better understanding).  And the more we ask, the less likely we are to leave opportunities on the table.   Not to say it is not hard to ask - it sure is.  We feel vulnerable.  We assume that people dislike us for asking, which is actually an incorrect assumption.  Asking someone for a favor makes them like you more, not less. People enjoy being helpful, and they're happier than we assume when they get the chance to say “yes.”  We overestimate how much we will inconvenience people and we fear loss more than we crave gain. Rejection stings—literally. Studies show social rejection lights up the same part of the brain as physical pain (some researchers even tried treating it with Tylenol—yes, really - and that worked at lessening emotional pain).  Likeable badasses don't wait for success to be handed to them—they ask for it. And if they hear “no” along the way? They shake it off, pop a Tylenol, and keep going.

Status. It's something we want but might have difficulty admitting its presence or acknowledging we want it. Except it's pretty much always around us and, according to my guest, it's a fundamental human need. It can drive the levels to which we receive respect and how we think about ourselves. Dr. Alison Fragale (https://alisonfragale.com/) is a professor at the University of North Carolina, a keynote speaker, and the author of a book I loved called Likeable Badass: How Women Get the Success They Deserve. What if the key to unlocking your full potential wasn't just about working harder or climbing the ladder, but about understanding the invisible forces that shape how others see you? In today's episode, Erin dives into a transformative conversation with Alison Fragale, an expert on power, status, and the subtle art of influence. Her groundbreaking insights from her book, Likeable Badass, offer a powerful roadmap for navigating life's unspoken rules with authenticity, strategy, and even a little bit of fun. In this episode, Erin and Alison unpack the dynamics of power and status, revealing why they're more than just workplace buzzwords—they're the foundation of how we're perceived and what opportunities come our way. Alison explains why respect is the true currency of influence, how life can be approached like a game, and why caring about what others think of you is not just normal but essential. Whether you're navigating office politics, tackling imposter syndrome, or simply striving to show up as your best self, this conversation is packed with practical wisdom you can use to level up. Here are 5 big takeaways to chew on:  1. The Essence of Power and Status Alison began by distinguishing power from status: Power: Control over resources that others value (e.g., a boss deciding promotions or a parent holding car keys). Status: The respect and value others assign to you. She explained that while power is significant, status often precedes it. Respect and value lay the foundation for obtaining resources and authority. Without respect, people hesitate to entrust others with power, even if they technically qualify for it. Key Takeaway: "Resources follow respect." Gaining power often starts with earning the respect of others. 2. Status as a Playful Game Alison introduced the concept of status as a "game" using an insightful definition: “A game is a problem-solving activity approached with a playful attitude.” She encouraged adopting this mindset when tackling unfair or challenging situations. Though life's "games" (e.g., gaining status or respect) can be unjust, they can also be approached with creativity and enjoyment. By doing so, we can reclaim agency and find joy even in adversity. Key Takeaway: Life may not always be fair, but embracing a playful approach can make navigating status challenges more manageable—and even enjoyable. 3. Challenging the “Don't Care What Others Think” Mentality Alison debunked the common advice to "not care what others think," labeling it as misleading and counterproductive. Humans are inherently social beings, reliant on their "audience" for validation and interaction. Instead of ignoring feedback, she encouraged understanding and influencing your audience. This nuanced perspective bridges authenticity with strategy: staying true to yourself while recognizing how others perceive you influences your outcomes. Key Takeaway: Don't obsess over others' opinions, but don't dismiss them either. Learn to influence perceptions strategically while maintaining authenticity. If you're curious to learn more about external validation vs. Internal confidence, check out this episode, too: Episode 247: Validation vs. Confidence: What's the Real Difference? A Chat with Nicole Kalil 4. The Likable Badass Framework Alison introduced the concept behind her book title, Likable Badass, rooted in the two critical dimensions of status: Capability (Y-Axis): Competence, decisiveness, and the ability to get things done. Caring (X-Axis): Warmth, sincerity, and consideration for others. Everyone aspires to be seen as both capable and caring, and those who embody both traits earn the highest respect. The title encapsulates this balance in a catchy, empowering way. Key Takeaway: Strive to be both capable and caring. This sweet spot not only aligns with authenticity but also enhances how others perceive and respect you.  5. Overcoming People-Pleasing Tendencies Alison tackled people-pleasing behaviors, which often stem from a skewed emphasis on caring at the expense of assertiveness. People pleasers prioritize others' happiness, often sacrificing their own. She emphasized that true status requires balancing caring with self-assertion, ensuring mutual respect rather than one-sided compromise. Key Takeaway: To overcome people-pleasing, assert your needs alongside your care for others. Authenticity paired with assertiveness builds respect without self-sacrifice.  Closing Thoughts Alison's insights offer a fresh lens on navigating the complexities of status and power. By blending authenticity with strategic action, we can shape how others perceive us and create the outcomes we desire. Whether you aim to become a "likable badass" or simply want to navigate life's "games" with more joy, these principles can guide your journey. Alison Fragale explains that to be respected and valued, people need to be recognized for their warmth (likeability) and their ability to get things done (bad-assery). You want more power.  But, here's what you're missing   Power isn't earned respect  Power doesn't mean value either. This week's conversation with Allison Fragale, best-selling author of Likeable Badass: How Women Get The Success They Deserve, reveals three game-changing insights about power, status, and success. The Power Trap  > Power without status is like having keys to a room nobody wants to enter.  > Think about it,  when did you ever enthusiastically follow someone because of their title?  > Status comes before power - it's what makes people want to give you opportunities, not out of obligations. The Status Formula  Two dimensions determine your status: Capability: Your proven ability to deliver Caring: Your commitment to others' success   This explains why some executives get every opportunity While others, equally qualified, get passed over.  Every interaction either builds or erodes your perception. The Strategic Truth  The most successful executives build status when they don't need it.  It's not networking - it's status building.  In today's world of remote work and AI, status is the ultimate differentiator between good and great careers.   The Bottom Line:  > Power can be given.  > Status must be earned.  > Which one are you building today?   Alison Fragale is a research psychologist, award-winning professor, international keynote speaker, and author, on a mission to help others — especially women — work and live better by understanding and applying the science of people.  Follow here here:https://www.linkedin.com/in/alisonfragale/ Get her book here:https://alisonfragale.com/

Behavioral scientist Alison Fragale offers powerful new insights and a practical playbook for women to advance in any workplace, full of tips, tricks, and strategies to help secure that elusive corner office. Over decades of research, speaking engagements, and mentorship, psychologist and professor Alison Fragale encountered recurring questions from high powered and early career women alike: How do women thread the needle of kindness and competence in the workplace? How can women earn credit for their accomplishments, negotiate better, and navigate complex office politics without losing the goodwill of their peers? Fragale investigated and determined that many women's workplace issues boil down to what psychologists call status: the perception of them by others. No amount of power-- no degree, title, or paycheck-- will raise a woman's workplace stature unless it also affects how others see her. Acknowledging this roadblock, Fragale pulls back the curtain on how we can change how others see us by developing our standing as a "likeable badass." By cultivating perceptions of warmth and assertiveness, women can achieve the kind of reputation that leads to a seat at the table and a fulfilling career path. Likeable Badass: The New Science of Successful Women (Doubleday Books, 2024) is equal parts behavioral science and life hacks, weaving together rigorous research with actionable advice and impactful stories from a diverse array of women. We explore a common paradox on this episode (and I'll be up front that this is one I've struggled with for most of my career) – and that is, being a likeable badass. How can we be both liked as a person and respected for our success? How do we get the recognition, negotiate for our value, and create opportunities without our peers or colleagues seeing us as cold, calculating or selfish? How do we create and leverage power and status as women, if we feel icky about the words power and status? I don't have the answers, friend, but I know someone who does. Alison Fragale is the author of Likeable Badass and the Mary Farley Ames Lee Distinguished Scholar of Organizational Behavior at the Kenan-Flagler Business School. Her work has been published in the most prestigious academic journals in her field, and is featured in prominent media outlets such as The Wall Street Journal, The Washington Post, Financial Times, Boston Globe, and many more. A sought-after keynote speaker and trusted advisor, Alison was introduced to me by Adam Grant, and is here today to help us understand more about power, status, and likeability – and how those things impact our ability to get more of what we want. A loving reminder that whether or not you're a working professional, we're ALL negotiating for the things we want, for what matters most to us. And whether you're at work or in your personal relationships, your status matters. It's time for us to set aside those limiting mindsets because they aren't serving us or our people. You can be and become a likable badass. We talk about power frequently in society, but do we ever really put much thought into status? And what even is status, exactly? On the show today, we talk about how much status matters, and our guest, Dr. Alison Fragale, writes in her new book Likeable Badass: How Women Get the Success They Deserve that resources follow respect, and very little advancement is going to happen unless someone has respect—also known as status. Alison writes that women are largely disadvantaged when it comes to status, and that the aforementioned power is based on status so, ergo, when women in particular have lower status, they also have less power. Status is critically important, but we rarely pay attention to it and have sparsely put words to it—that is until Likeable Badass came along. The book came out September 3 and delves into the science of success—one of my favorite topics to study. Alison's playbook, as outlined in the book, consists of the three steps of understand the game, master the plays, and coach others. She teaches us what the likeable badass solution is, how it's important for women especially to get credit for both likeability and competence (and how it has, heretofore, been so difficult for both to coexist), how things can often get worse as a career advances, not better, and she introduces us to five limiting mindsets that we need to conquer. If you're looking to advance in any workplace, we've got to figure out status, which, simply defined, is what others' perception of us is. Here to walk us through it all is Dr. Alison Fragale, who is a behavioral scientist and the Mary Farley Ames Lee Distinguished Scholar of Organizational Behavior at the Kenan-Flagler Business School at the University of North Carolina at Chapel Hill. Her work has been published in the most prestigious academic journals in her field as well as outlets like The Wall Street Journal, The Washington Post, Financial Times, Inc. Magazine, Fast Company, and The Boston Globe. She holds a bachelor's degree from Dartmouth in math and economics and a Ph.D. in organizational behavior from Stanford University's Graduate School of Business; she is also a renowned keynote speaker, trusted advisor, and genuinely good person, and I'm so excited for you to hear from her today.   Likeable Badass: How Women Get the Success They Deserve by Dr. Alison Fragale

Do women in the workplace have to choose between being likable and assertive? This week, Alison Fragale, author of The Likable Badass joins Kurt and Tim to look at the challenges women face in the workplace and how they can overcome. With her powerful concept of the “likable badass”, Alison teaches listeners the art of blending warmth with assertiveness to achieve success without sacrificing authenticity.  Alison unpacks and explores the historical disadvantages women have faced due to gender and stereotypical characteristics that often hinder success. She highlights how women can overcome these traditional obstacles by balancing confidence and kindness, offering practical strategies like positive self-talk, and building an “army of promoters” to elevate their status. Alison Fragale is an award-winning professor at the University of North Carolina, where she teaches courses on leadership and negotiation. Alison has consulted with numerous organizations, including ExxonMobil, Bayer CropScience, and the U.S. Air Force and Navy among others. And her research has appeared in the Wall Street Journal, The Washington Post, The Boston Globe, Fast Company, Inc. Magazine, and The Financial Times. Before entering academia, Alison worked as a management consultant for McKinsey & Company. Alison earned her PhD in organizational behavior from Stanford and her BA in mathematics and economics from Dartmouth, graduating magna cum laude and Phi Beta Kappa. In this episode we discuss the following: Though Alison didn't explicitly set out to conduct research to help women, she realized that it was often the women who were sticking around after class asking for help from someone who looked like them. Status and power are often used interchangeably, but they are distinct. Status is respect. Power is resource control. So, it's possible to have one and not have the other. Women, more so than men, end up in positions of power without the commensurate status. The alternative, status without power, is much easier to navigate. People think of you as warm, giving, and capable. But people who have power without status are often treated poorly, which can lead to instability and exit. Alison's most common recommendation for women who ask for help navigating power and status dynamics is to start sooner advocating for themselves. Otherwise, they may find themselves in situations where people have already concluded that they're not the valuable person in the room.   Follow Alison: LinkedIn: https://www.linkedin.com/in/alisonfragale/ Website: https://alisonfragale.com/about/ Book: https://amzn.to/3XuH6Wj Follow Me: X: https://twitter.com/nate_meikle LinkedIn: https://www.linkedin.com/in/natemeikle/ Instagram: https://www.instagram.com/nate_meikle/

How is the office real estate market truly faring amidst predictions of its demise in the post-pandemic landscape?   Many have foretold the death of office real estate, citing remote work trends and vacant downtown buildings as proof. But is the office market really in as dire straits as some claim?   In this episode, commercial broker Jesse Fragale provides an insider's perspective. With over a decade of experience in office leasing and sales, Jesse shares updates from major markets, unpacks differences between Class A, B, and C spaces, and examines the feasibility of converting offices into apartments. He explains why reports of the office market's death may be greatly exaggerated, especially for higher-quality assets, and reveals where pockets of opportunity still await savvy investors willing to hunt for them.   Jesse is a commercial real estate advisor specializing in the Downtown and Midtown Toronto markets. Jesse represents clients in various areas including tech, start-ups, not-for-profit, and traditional corporates to name a few. His focus is on office leasing and investment sales.   (00:03:00 - 00:06:00) Perceived Crisis vs. Pre-Existing Trends The rise of remote work did not surprise most commercial brokers, as more flexible workplace norms were already emerging Pandemic lockdowns rapidly accelerated these pre-existing shifts towards more hybrid remote/in-office arrangements Initial overreactions are now giving way to market corrections, but the eventual "new normal" remains unclear   (00:06:00 - 00:09:00) Flight to Quality? Many employees still value separating work and personal lives, favoring offices for camaraderie & productivity High-quality "Class A" office spaces may benefit from a "flight to experience," attracting tenants through amenities and modern finishes Class B and C buildings face more uncertainty, especially in struggling locations   (00:09:00 - 00:12:00) The Challenges of Converting Offices to Apartments Limited windows and expansive floor plates make most offices poor apartment candidates Upgrading plumbing, HVAC and other systems would often prove cost-prohibitive Pure conversion is rare; demolition and ground-up building more likely   (00:12:00 - 00:16:00) Sales Volumes and Rental Rates Office sales slowed dramatically - potentially more than the multifamily market Landlords favored short lease extensions amid uncertainty Effective rents dropped as landlords offered more concessions   (00:16:00 - 00:28:00) Signs of Stabilization Companies are returning to 3-5+ year office leases, signaling renewed optimism Rental rates are flattening after years of concessions and deferrals Proximity to transit is now prized more with location preferences shifting Book recommendation: The Motivation Myth by Jeff Haden Who inspires Jesse?: Jesse's grandfather   Quotes:   "I don't think there's an exact, textbook definition, but the way I categorize AAA office is, if you're in most major markets, you see buildings with LEED Gold, Platinum certification, or DELOS wellness certification - those top-tier, cutting edge buildings with great amenities." - Jesse Fragale   "The challenging situations we see are investors who purchased an office building within the last 5 years when rates were low. Now their building has high vacancy in a weak location, and they can't fill the space. Those owners are in trouble." - Jesse Fragale   Connect with Jesse:   Website: www.avisonyoung.com   Apply to Invest with Taylor at www.investwithtaylor.com   Track your wealth for free with Personal Capital, go to www.escapingwallstreet.com   Please leave a review and help others escape Wall Street and build wealth on Main Street!

“Don't you think this is the best option…”  “Maybe if we went in this direction instead the client would be happier…”  These are examples of “weak” language that many of us use in the workplace… We've been told to stop using language like this if we want to be respected, get a promotion, or have our ideas considered in a room full of men… But now some new research is flipping this long-held belief on its head. In an experiment from psychology journal Sage, women who followed a script using weak language were actually more likely to get a raise. Alison Fragale, an award-winning research psychologist specializing in the power of powerless speech, joins us to go over how to use language as a tool and other tricks for gaining and managing our status.  In Mailbag, we hear from a listener who's been out of work due to the strike and asks if she should dig into her stock investments. #921 - Mark Fragale The Mark Fragale Interview is featured on The Paul Leslie Hour. Are you here? We want you to be here, dude! What we have for you is a radio artifact. This is an interview from our archives that originally went out over the laidback radio airwaves. On this episode we're going to be taking you to a place that's, well. Let's say this establishment is no longer there. Let's go back in time to drop in on the Honolulu Surf Museum located in Honolulu, Hawaii. As I said, it's since closed it's doors, but this interview is interesting nonetheless. Let's get into the who. This is an interview with Mark Fragale. Mark was the curator of the Honolulu Surf Museum which was located at Jimmy Buffett's at the Beachcomber, Jimmy Buffett's restaurant and bar. Mark is considered an expert on surfing history. He has lived in Hawaii since the 1970s.  Mark Fragale's surfing story began in 1962 when at the age of 12 years old he saw a surfer gliding across the water on the Atlantic Ocean from the coast of New Jersey. He was hooked and so began his lifelong love for the sport of surfing!  You know, we've got tons of very unique content just like this. We're rushing to get it all out by the end of this year. There are considerable expenses, and if you're so inclined please go right here. Give yourself and others the gift of stories. And with that, I think it's time we start the show. So let's start the show. That's our thing. It's what we do at the beginning.
