Learning from Career Blunders In the episode, Tom opens up about a costly slip-up early in his career during a sensitive employee termination process involving a plant manager. Why does Tom think he should have elevated the internal conflict about firing (or not firing) that person to the CEO? What led to the company getting sued, which cost them far more than a fair severance would have cost? What were Tom's lessons learned? Questions and Topics: Would it have been risky to go over their heads to the CEO? Do others learn from that story? Yes What happened with the new plant manager? Is HR's role more about protecting the company from lawsuits than helping the employees? A mistake to not have an HR expert – even for very small companies? Firing fast with a paper trail? If employees need to report a problem — mistakes? What's your advice? “Nobody wants to work anymore” — a mistake to say that? Episode Summary Navigating The Tricky Terrain of HR Management in Small Businesses In the complex world of Human Resources (HR), making an error in judgment can have lasting repercussions for companies. For smaller companies, navigating these challenges will require both experience and a nuanced understanding of the HR landscape. Tom Applegarth, a Vice President of Human Resources at Preferred CFO, shares insights from his more than 30 years in HR with some of the most well-known global brands. His journey demonstrates the importance of managing human resources effectively, especially in smaller organizations. Understanding the HR Role The role of HR can sometimes be misunderstood within an organization. While HR ultimately serves the interests of the company, it is also instrumental in creating a healthy and fair working environment for employees. Previous roles in organizations such as Goodyear Tires, Payless Shoe Source, and Amico allowed Tom to develop HR processes that foster higher employee engagement, reduced attrition, and effective recruitment strategies. Throughout his experience, one crucial lesson was the value of taking a balanced approach to decision making. HR should consider the interests of not just the company and customers, but also employees. Balancing the needs of all three constituencies is what differentiates successful companies. Learning from Past Mistakes Tom shares critical lessons from an incident early in his career where he was handling a sensitive termination process. The experience taught him the importance of adhering to corporate policy, reserving a fair chance for employees to improve, and offering decent severance packages, regardless of the pressure from managers focused on immediate PNL impact. This mistake ended up costing the company a million dollars in lawsuit and served as a cautionary tale that has shaped Tom's HR approach throughout his career. Smarter HR Management for Small Companies Unfortunately, many small companies make mistakes in not giving adequate importance to HR management until issues arise. It is often thought that hiring a full-time HR person is too expensive. Alternatively, companies may assign HR tasks to employees that lack the knowledge and experience to effectively navigate the complexities of HR. Preferred CFO provides an effective solution for such companies. They offer necessary HR support, allowing small companies to ensure compliance, manage employee grievances, and build a community within the organization without hiring a full-time HR professional. Avoiding HR-related mistakes and potential lawsuits can save a significant amount of money in the long run. Importance of Whistleblowing Channels Ensuring that employees have the ability to raise ethical or procedural issues in a safe and confidential manner is vital for any organization. A robust protocol should be in place for employees to report issues to supervisors or HR. However, if employees do not feel comfortable reporting directly within the organization, having an external reporting avenue accessible will provide an additional layer of security. A key element in successful human resource management is the continuous improvement of processes, systems, and people. A balanced approach that considers all stakeholders – employees, customers, and investors ¬¬– lays the foundation for successful business operations. Whether it's dealing with a sensitive firing situation or establishing effective whistleblower channels, the role HR plays in small businesses cannot be underestimated. Equipping your small business with the right HR support can prevent costly missteps and promote a healthy corporate culture. Encouraging Anonymity in Employee Grievances Recognizing that not all employees feel comfortable directly reporting ethical or procedural issues to superiors within their organizations, secondary reporting avenues become vital. One method is an anonymous 1800 number, acting as a lifeline for employees enabling them to air their grievances without fear of retribution. This external channel can afford employees some level of anonymity and assurance, especially in situations involving bad managers or problematic HR personnel. Anonymous Reporting Channels: The Intermediary Role The utility of an anonymous reporting channel goes beyond offering mere anonymity. Its role can span as an intermediary between the employee and the organization's leadership. It involves relaying detailed accounts of issues raised by the employees to the leadership without revealing the identity of the employee. This level of confidentiality can encourage more employees to be forthcoming with their concerns, which can help preempt potential problems. Spreading the Word: Promoting the Anonymous Channel Simply providing an anonymous reporting line is not enough; the organization needs to execute a robust communication strategy ensuring that all employees are aware of this avenue. Regular and constant reminders of its existence could range from including details during team meetings to displaying posters around the workplace. The more visible and accessible it is, the greater its utilization and impact on the organization's health and transparency. Trustworthiness of Anonymous Channels Despite the promise of privacy, there's often a level of skepticism among employees regarding the anonymity of their reports, particularly in low trust environments. This doubt can significantly impact the effectiveness of such systems. To counter this, companies could consider having these services administered by external independent entities. This can add a layer of credibility since the external firm has no explicit interest in protecting the company at the expense of the employee. Adapting to Evolving Job Market The current job market has changed significantly from years past, with technology offering transparency regarding job opportunities and pay scales. Today's employees have access to a wealth of information about potential employers, making it far easier to seek competitive salaries and appealing work cultures. Consequently, companies must be competitive – not only concerning remuneration but also in fostering positive workplace cultures and exceptional management. Ensuring Competitive Compensation and Career Satisfaction To attract and retain top talent, businesses must understand current market pay rates and offer ‘in-the-ballpark' compensation packages. Regularly participating in and purchasing salary surveys can allow businesses to stay competitive. But competitive salaries are part of the equation; retention also hugely depends on the work culture and management quality. Regularly evaluating what each employee wants from their career and making an effort to fulfill those needs, particularly for top performers, can significantly enhance employee satisfaction and retention. Ultimately, companies today need to adapt to the evolving job market, nurturing trust, ensuring adequate compensation, and promoting a healthy work culture. As Tom Applegarth from Preferred CFO suggested, avoiding these measures can leave businesses ignorant of potential issues, vulnerable to public exposure, and ill-prepared to retain their best people.

Indispensable Brand: Move from Invisible to Invaluable by Mitch Duckler About the Book: What makes your brand indispensable? Increasing market share, commanding premium price points, enhancing profit margins--the overall growth and enduring success of your business are inextricably linked to the strength of your brands. Whether it is a corporate, business unit, or product brand in question, your challenge is to identify a meaningfully differentiated positioning and to bring that positioning to life in the market in ways that are consistent with its compelling point of difference. However, today we are faced with a condition that can only be described as brand monotony–consumers' inability to distinguish between brands within practically any industry or category. If you were to remove your brand name from packaging, advertising, or any other piece of marketing collateral–while leaving every other communication element in place–would consumers be able to identify it as coming from your brand? In most cases, the answer is a resounding "no!" The Indispensable Brand is your guide to crafting a brand strategy and rising above the noise and monotony in your industry... to move your brands and business from indistinguishable to indispensable. In this book you'll learn: The five key components that comprise any comprehensive brand strategy The four ways for identifying a brand positioning that is meaningfully differentiated How to ensure every aspect of the customer experience is consistent with brand positioning The five sources of inspiration that can drive transformative brand extension and growth The seven types of brand stories, and their role in fostering enduring customer relationships How to ensure digital activation not only drives transactions but builds long-term brand equity How to measure and track your brand's effectiveness and grow its influence over time Your brands are more than a logo, identity, or tagline. They are among the most valuable assets of your company. They also represent the promise you make to and fulfill with, your customers. Whether your business is B2B or B2C; large or small, product- or service-based--and regardless of industry or sector--the principles put forward in The Indispensable Brand will help you build and maintain a portfolio of strong, profitable, and enduring brands. Earlier this week, they launched social media sites promoting SPORT, which is tentatively planned to be open for business in spring 2022. Hartwig expects construction costs to total roughly $14 million. Hartwig first approached Taryn and Sue Harris in late 2019 with the idea that Wenatchee needs a family entertainment center. Harris agreed, and noted that with families who have kids of a bunch of different ages it's really hard to take everybody out to do something — and what's something for everybody? The center will be divided into several sections. The Adventure Zone, a balcony dubbed The Donut where parents can have a drink and watch their kids play, and the Play Zone - targeted toward younger kids. The center will even have a room for jiu jitsu training. Hartwig hopes the center can act as a respite from online social circles and be a gathering place where people from different backgrounds can meet face-to-face. Hartwig said he thinks SPORT Wenatchee could reach a quarter of the local population, explaining the center should appeal to thousands of kids, as well as adults interested in the rooftop lounge, pickleball, restaurant, yoga, regulation-length batting cages or jiu jitsu. The project is located within an area designated by the city of Wenatchee as an Opportunity Zone, which, allows investors to reinvest money from recently sold stocks or property that would have been taken by a capital gains tax. Quincy native Stephanie Boorman started her career with the City of Quincy as a temporary receptionist, answering phones and greeting customers. That was nine years ago. The temp job led to a full-time job, then she became an administrative assistant in 2014, and, in 2017, an executive assistant. She also is involved in the community, as chairwoman of the Dru Gimlin 3-on-3 Basketball Tournament and on the board for the Ben Horning Memorial Foundation, which holds the Beat the Beast run every year during Farmer-Consumer Awareness Day. She was elected as the 2021 Quincy Rotary Club president, which she regretfully stepped away from to focus on the upcoming addition to her family. Her path has taken some turns. After graduating from Quincy High School, she spent a year studying abroad in Denmark. She then started college with the intent of earning a bachelor's degree and applying to the nursing program. To help pay for college, she started working full-time at Payless ShoeSource and by the time she was 21, was managing her own Payless ShoeSource store. She ultimately left school to work full-time. Her oldest daughter, Lily, was born a year later. And her family also has grown. Stephanie married her high school sweetheart, Nic, in 2018, which also gained her a second daughter, her step-daughter Aria. In 2018, Stephanie and Nic added a third daughter, Addie, and on Nov. 20 this year welcomed their fourth daughter, Erika. Boorman says that first and foremost it's her family that inspires her to succeed. Her oldest daughter, especially, inspires her every day to be successful. Our local community also inspires her. - William Craven, the descendant of a miner, was elected Roslyn's mayor in 1975. He was the first Black mayor in all of Washington. Millennials saw another piece of their childhood die off last year when news revealed the reliable back-to-school staple, Payless Shoesource, was filing for bankruptcy. The affordable shoe store chain could not survive the ecommerce boom and shuttered over 2,000 brick and mortar locations. But, an announcement on Tuesday revealed Payless is making a phoenix-like comeback. The brand is returning to the market with the same values, community and affordability, but with an all new range of products including shoes, apparel, and accessories. Reflecting the expansion in merchandise, the company plans to drop “shoesource,” from the name. Payless intends to start online in ecommerce, with plans to open 300-500 new stores. The stores will reflect the shift toward the experience economy and feature technology like touch screens, smart mirrors, and augmented reality.Hosts Daniel Litwin and Tyler Kern on this Business Casual snippet as they analyze Payless's new business model, as well as how they plan to reach consumers looking for value in the middle of a pandemic.

In episode 32 of The Charity Charge Show, our founder Stephen Garten chats with Sam Porritt, founder of the organization Falling Forward. In August of 2011, Sam suffered a spinal cord injury that resulted from an accident while he was on vacation in Italy. Initially, Sam was paralyzed from the waist down. His recovery from such a catastrophic injury would be a long one. Thankfully, Sam learned that his medical insurance placed no limit on rehabilitation. Fewer than 1% of policies have such a benefit. Sam's insurance covered nearly two years of intensive physical therapy. With the skill and support of many rehab professionals, Sam recovered. He's now able to walk with a cane, drive a car, and work part-time. During his more than two years in rehab, Sam saw the impact of therapy caps first-hand. Sam met hundreds of patients whose recoveries were cut short when their insurance benefits stopped and they were unable to pay out of their own pockets. In August of 2013, Sam launched the Foundation to give other patients the same opportunity that he had --- to continue medical rehabilitation and to recover to their full potential. Prior to his accident, Sam spent more than 25 years in marketing and advertising, building some of America's largest brands. While working for Payless ShoeSource, Sam's responsibilities included managing the company's Foundation and philanthropic activity. Sam earned an MBA from the University of Chicago Booth School of Business.

When she was a teenager, all Gabrielle Union wanted was to be chosen. Growing up, she felt conspicuous as one of the only black girls in the mostly-white California city of Pleasanton, and she distinctly remembers how badly she wanted to fit in—but more often than not, she says, she felt like an outsider. "My parents thought moving us to Pleasanton was giving us all of the opportunity. You have great schools, safe neighborhoods, you're going to be around the right kind of people," she told me when I spoke to her live on stage at The Commonwealth Club, "and all it did was isolate us." But it turned out that Pleasanton wasn't as safe as her parents had hoped—a lesson Gabrielle learned in a horrific way. When she was 19, she was raped at gunpoint in the Payless ShoeSource where she was working. In addition to the trauma she had to work through in the aftermath, Gabrielle says that being labeled as the victim of an assault made her feel even more socially isolated. "You become that black girl," she told me. "And for someone so fully committed to assimilation, that was by far the most traumatizing part." Twenty-five years later, Gabrielle's talking about these experiences in a new collection of essays, called We're Going To Need More Wine. It's not the first time she's gone public with her most private moments; last year, an op-ed she published in the L.A. Times reflecting on the rape allegations against her Birth of a Nation director and costar Nate Parker went viral. But being open with fans hasn't always been easy for her. She told me that for years after she was assaulted, she had difficulty figuring out how to set boundaries and protect her personal space—especially as she was becoming recognizable from her roles in movies like Bring It On. "Not saying no means there’s no boundaries," she told me about her early experiences with fans. "So self-care goes out the window. You've got to be everything to everybody at all times, which is impossible." In the years since, she's learned to balance her fame with self-care. She's now married to NBA star Dwyane Wade, and together, they're raising his nephew and two sons from a previous marriage. And she says that ironically, their relationship works because they know they don't have to be in it. "There is no 'you-complete-me' shit," Gabrielle explains. "It's, 'I'm making a conscious choice to be with you every single day because we both have a lot of options. So I'm choosing you every day.'" Thanks to Inforum at the Commonwealth Club for hosting this event. You can watch a video of our entire conversation with Gabrielle here.
