By Adam Turteltaub While many would say that you couldn't pay them enough to take a job in compliance, managers often feel as if compliance officers are being paid too much. So how do you get what you deserve? In this podcast, and at the 2023 SCCE Compliance & Ethics Institute, Amii Barnard-Bahn, Partner, Kaplan & Walker and Melanie Sponholz, Chief Compliance Officer, Waud Capital Partners, take on this touchy subject. Before asking for more money, they advise doing your homework. Take the time to talk to peers and recruiters to see what the market rate is. Also, know your employer's compensation system. Do they tend to pay at the top, bottom or middle of the range. You can also check the SCCE or HCCA compensation survey and sites like Glassdoor and Indeed. When you do meet with your manager or leadership, go in knowing that this is a difficult conversation for them as well as for you. Do your best to keep things professional. Focus on why the increase in compensation is beneficial for them and not just for you. Spell out what contributions you have and will be making. Above all, be realistic and don't go in angry. Post by Adam Turteltaub No one likes to be the bearer of bad news, but if you sign up for a job in compliance, you are inevitably going to be one. The challenge is doing so in a way that is most productive. Long-time compliance veteran and executive coach Amii Barnard-Bahn has invested a great deal of time in studying this challenge. She reports in this podcast that social science has discovered that bad events impact us five times more than positive ones. We are programmed not to want bad news. Worse, messengers of unwelcome information tend to be deemed unlikeable and less competent. There is even some malevolence towards them, believing, usually wrongly, that the person got some pleasure from sharing the unpleasant news. So how do we overcome it? She developed a six-step process: Psychologically prepare your audience Rehearse confident delivery Be present and fully focused Convey benevolent, proactive intent Explain without justifying Add a sense of urgency Psychological preparation of the audience, she explained, is often overlooked. When people are surprised it can slow down their thinking and increase negative emotions. So, it is best to prepare people for what is coming. Then let them know what the cost will be, time involved and what needs to change. Conveying benevolent, proactive intent is about overcoming the gut perception that somehow you were involved, wanted the incident to happen or are to blame. Chances are you were not the one at fault and you need to help people see it. When you did make a mistake, take the blame, accept responsibility and then show a path forward. Amii Barnard-Bahn, C-Suite Coach and Consultant, is Tom Fox's guest on this week's episode of the Innovation in Compliance Podcast. She is a compliance professional, an author, and a key speaker. Amii joins Tom to talk about her new book, The PI Guidebook: How the Promotability Index® Can Help You Get Ahead in Your Career, and how leaders can create a healthier workplace environment for their employees. How The PI Guidebook Helps Workplace Cultures Amii is a firm believer in the concept of radical self-reliance, especially in your career. She is a big advocate for employees learning how to own their jobs and thinking of their responsibilities surrounding their careers differently. Amii has created a framework within the PI Guidebook that helps them with this, and she has divided the framework into five key elements: self-awareness, external awareness, strategic thinking, thought leadership, and executive presence. Becoming efficient in these disciplines will go a long way at keeping you from becoming expendable. "You do these things [and] you're going to keep your career title, would be the best in that role, and you'll always be needed," Amii tells Tom. Who Can Use This Guide? Amii's Guidebook is applicable to anyone who wishes to start the process of their own self-assessment. Use it for yourself to grow a leader mindset; it can also help individuals in nonprofits or governments understand their client's perspectives, as well as how companies and organizations work. Young people reading the Guidebook will find advice that Amii wishes she had when she was their age. One key piece of advice she shares is how important networking is to your professional relationships. "What matters is 'do you play nice with others'," she stresses. The Need for The PI Guidebook Amii is certified in a range of assessments, but she found over time that there wasn't any assessment on the market that put control in the individual person's hands regarding their own self-development. The assessments do not give companies any ability in helping their employees in an impactful way. She created the PI Guidebook to counteract that. "It's much more powerful if you can evoke people's self-inquiry and curiosity about their own development," she remarks. Her guidebook helps create a dialogue between employer and employee. The employee can self-assess and the employer can say what else the employee may need to work on. It builds a rapport between them.  Starting The Promotion Conversation Tom asks Amii to give tips on employees asking for promotions Amii advises never bringing up promotions when your manager is sharing your performance review. Picking a quiet time when they are relaxed or want to chat is better. It's especially important to give them a heads up that you wish to speak with them and what you wish to speak about. When Amii Barnard-Bahn graduated from college with an English degree, she didn't know what she wanted. So she applied to law school. Amii said, “It was kind of a crazy, interesting thing to do.” Attending Georgetown Law School, she tapped the advocate within wanting to impact social change. She worked as an ACLU fellow and took the first LGBT sexual orientation class ever taught at a law school. Amii was the T.A. for Dr. Anthony Cook, a well-known scholar in critical race theory, and served as editor on her law journal. Amii's piece on the black women's anti-lynching movement in the 1890s was published in the UCLA Women's Law Journal, resulting in her coining the term critical race feminism, now used regularly. Upon graduation, Amii worked for a small employment law firm where she had the unique chance to handle both plaintiff and defendant cases. While it was a valuable experience, billable hours, and metrics were not aligned with her values. After three-plus years with the firm, Amii resigned although she did not know what she wanted to do next. She said it was the scariest thing she ever did, but Amii wanted to find a better way to help people.  Amii spent nine months exploring her options, determining that her qualifications and interests were best suited to Human Resources where she could combine her legal background with her dedication to equity, compliance, and ethics. She also pursued her graduate certificate in coaching through the Hudson Institute.  Amii served in executive roles for McKesson, the California Dental Association, and Tetra Tech. Today, Amii's an executive coach and consultant to C suite leaders at global companies like Adobe, and The Gap. Amii guest lectures at Stanford and UC Berkeley, and is a contributor to Harvard Business Review, Fast Company, and Compliance Week, and is a fellow at the Harvard Institute of Coaching. She developed the Promotability Index Self-Assessment and published The PI Guidebook that works along with the assessment results. Post By: Adam Turteltaub While most of the work in compliance is selfless, there needs to be a bit of self-interest when it comes to career.  Even if a compliance officer doesn't want to make it to the top, he or she likely would, at some point, want to move up. How best to do that?  In this podcast we talk with long-time compliance veteran and executive coach Amii Barnard-Bahn about promotability.  She has developed a Promotability Index and is author of the book The PI Guidebook. Amii reports that from her analysis there are five key elements of promotability: Self-awareness External awareness Strategic thinking Executive presence, and Thought leadership External awareness is worth special attention and centers around how your behaviors impact others and how others perceive you.  The latter is particularly important since that perception becomes their reality when working with you. Notably absent from the list is technical expertise.  It is a requirement, to be sure, but above a certain level technical acumen starts to be less important than the ability to manage people and affect change through others. When it comes to seeking a promotion she advises to avoid having discussions with supervisors about the topic during the annual evaluation.  That conversation is more about compensation, and it is better to separate the two.  Also, it is ill-timed for another reason:  typically succession planning conversations by management and HR are held months earlier.  Better to raise the topic about six months before the annual review cycle. If you do approach your manager about moving up, make sure she or he knows it is safe to give you candid feedback.  In addition, be sure to understand the power structure and culture of your company to know the likelihood of whether you are a candidate to move up the ladder.  Ask questions such as:  “How am I seen?”  “Am I working on the things I should be?”  “Are there perceptions that block me?” Finally, she counsels individuals that the days of just working harder to get ahead are gone.  Instead, build around your strengths and remove bad habits.  Focus on areas such as the ability to influence and working with and through others. To do that, compliance veteran and executive coach Amii Barnard-Bahn lays out in the podcast a five elements approach: Trust Team members need to believe that their peers have good intent and are in an environment where they can be honest and open with each other. That requires a leader who fosters a collaborative environment. Mastering Conflict Conflict is inevitable and a natural part of being human, she explains. Achieving Commitment Interestingly, she argues that consensus can hurt commitment, if it’s just head nodding. What you need is true buy in, even if not everyone agrees with the decision. Embracing Accountability That means accountability doesn’t just come at the end but all along. You also need a willingness to call out behavior that is damaging to the team. Focusing on Results When it comes to results, it’s key to look at both the what and the how, and to look around the corner to see what the future risks are. This week I have a special five-part podcast series where I am joined by Amii Barnard-Bahn to review some of the top business leadership failures of 2019. Today, we conclude our series by considering some of the leadership failures of the Swedish telecom company Ericsson in connection with its stunning FCPA enforcement action of over $1bn in fines and penalties. Some of the issues we explore in this podcast include:  Ericsson is the second largest FCPA settlement of all time. Why is telecom such a riskiest industry for FCPA violations? This matter had shockingly simple bribe schemes together with an appallingly weak control system and compliance culture. Thus far, the communications from leadership thus far seem to be driven by legal, lack depth and have a defensive tone. They recently brought in a new CCO and revamped their compliance team. We recorded a special episode of Great Women in Compliance this week.  A roundtable session was held at the Gaylord Resort and Convention Center at National Harbor -  right from the SCCE CEI.  This year’s conference attracted nearly 1900 attendees and was packed full of interesting sessions from substantive topics to soft skills to motivational and inspirational, which we hope our session “Starting the Great Women in Compliance Podcast.  How an Idea from the SCCE 2018 CEI Evolved into a Podcast and What We Learned” was for some of the attendees.  Podcast hosts Lisa Fine and Mary Shirley were joined for this episode by two popular and prominent Great Women in Compliance, Amii Barnard-Bahn and Ellen Hunt to share insights, observations and learnings from this year’s conference.  We talked about a few of the sessions of the conference and the key takeaways from each, top tips for networking specifically at conferences to make the most of the in person experience, developments in relation to women on boards and overall highlights from attending the conference.  Lisa and Mary would like to extend sincere gratitude to the folks that introduced themselves at the conference, supported our session, podcast and supplied us with feedback.  It was a wonderful experience meeting so many of our LinkedIn connections including several Great Women in Compliance in person and we very much look forward to seeing you all again next year.

How can you make sure you’re not left behind as a woman in compliance? Join us on this episode with Amii Barnard-Bahn, an executive coach and strategic advisor. Today we’re talking about breaking through the glass ceiling, making sure you’re getting your fair share, and stepping up into leadership. Breaking through the glass ceiling Women need to support each other. In terms of breaking through the glass ceiling, Amii shares a pledge of support she took: Don’t tear each other down. Say yes to helping and connecting each other and not filtering support. Reinforce women’s voices. Help each other get credit. And in addition to women supporting women, it’s really critical for all leaders to be aware of their impact on other people. Leaders succeed or fail based on two things: how well they work with others, and how well they know themselves. Negotiating salaries Know the going market rate for your job in your geography. Amii gets this data from three places: asking other colleagues what they’re making, asking for pay ranges during job interviews, and through consulting salary surveys. These data points are usually good for two to three years and have them in your back pocket during negotiations. Women don’t talk salary, and we need to be more comfortable sharing this. Come to the bargaining table with objective information, and definitely stay polite and professional. You may not get the bump, but it’s always worth a shot. Equitable salaries for different genders Companies can do their part in ensuring that there is no gender-based pay inequity by: participating in and purchasing quality salary survey data, having accurate and updated job descriptions for their jobs, having job families that clearly outline the succession and promotion opportunities within the growth span of the job, and conducting an equity audit and evaluating whether there is a material pay disparity between genders, race, or age. If you’re discriminating, you need to know it and take action. Looking the part Good grooming is important, and that doesn’t necessarily have to include a lot of makeup. Dress appropriately so that whoever you’re speaking to can hear what you have to say and are not distracted by the way you look. This speaks to a broader issue of developing and cultivating an executive presence no matter what level you are at the organization. And don’t forget about your posture, your tone of voice, your eye contact, and most importantly, projecting warmth. Being ready for leadership Amii quotes Jack Welch: “Before you are a leader, success is all about growing yourself. When you become a leader, success is all about growing others.” Managing is easy. Leading is hard. When people get promoted, it’s difficult to let go of the things that made them successful in the first place: being the technical expert and having the right answer. Now the focus is no longer on accomplishing the task yourself, but helping other people around you achieve their tasks.
