In this episode, Cindy Esliger discusses why so many of us move from one task to the next without stopping to acknowledge what we have accomplished. Big workplace wins can be inconsistent. Promotions get delayed, exciting projects get shelved, and sometimes the scoreboard just doesn't reflect the effort we're putting into our work. When that happens, small wins matter more, not less. Cindy explains why tracking an accomplishment isn't the same as celebrating it and why deciding in advance how to treat ourselves when a win shows up can help us stop and appreciate it instead of letting it evaporate into thin air.Waiting for someone else to notice our good work can leave us feeling invisible, so Cindy encourages us to make our accomplishments visible on purpose and become more comfortable saying what we do well. She also challenges us to shift from focusing only on outcomes to recognizing effort-focused wins, because we can control our level of effort every day. A daily or weekly ritual of asking, “What's one thing that went right?” can train our brains to look for evidence that things are working instead of focusing only on what's broken or unfinished. Small wins build big careers, and acknowledging them isn't a detour from productivity. It's part of what makes the next stretch of effort possible and much more enjoyable.Work, however, is only one part of an integrated life, and Cindy reminds us that balance doesn't require giving everything equal amounts of time and energy. What matters more is alignment, making intentional choices about the most important things in every moment, and accepting the trade-offs that come with those choices. Cindy identifies seven areas where we can look for small victories: 1. Mental health, 2. Physical health, 3. Social health, 4. Intellectual health, 5. Financial health, 6. Spiritual health, and 7. Professional health. When a workplace win is scarce, that doesn't mean a win isn't available today. Originally from Tampa, Florida, Barb entered the convent at 16 with the Disciples of Jesus and Mary in Boston, drawn by a longing for the family and safety she lacked at home amid abuse, dysfunction, and her mother's witchcraft practices. Despite rigid rules—no close friendships, daily prayers from 5 a.m., studies, and media work like printing presses—she formed a taboo bond with an older nun, sparking confusion over her emerging feelings toward women while grappling with trauma.Barb left after 18 months but persisted, later joining her dream order, the Sisters of Saint Francis of Sales, in 1989 after a rare exception from the Mother General in Rome waived their parental marriage requirement. In New Jersey, familiar surroundings brought temporary peace, yet doubts resurfaced—questioning attractions to men, clashing with superiors, leading to her exit at 20. She remained close to the sisters for eight years, burying a haunting secret experience that intensified her shame.Moving to Irwin, Pennsylvania, in 1999 for a secret relationship with a woman marked further turmoil; even family queries were denied amid guilt rooted in faith. At 45, Barb finally voiced "I am gay" to a supportive friend, breaking years of silence on sexuality, self-harm, and pain. Why can a highly qualified professional still get passed over for promotion? Promotion readiness depends on signals decision-makers can actually see, not effort alone. Strong performance and expertise do not automatically make someone appear ready for greater responsibility. Dr. Grace identifies five signals that can interfere with promotion when decision-makers cannot clearly interpret how a professional's role, communication, authority, reputation, and visible contribution have developed. The central issue is whether the value already being created is legible at the level where promotion decisions are made. Career growth therefore requires more than doing excellent work. It also requires communicating that value in ways relevant decision-makers can recognize and evaluate. Key Concepts Over-identifying with your role: A professional's responsibilities can expand substantially beyond the original job description without corresponding changes in title or compensation. Without a system for tracking and articulating that change, decision-makers may see only someone fulfilling the existing role. Communicating as an expert: Deep expertise can support career growth, but communication that relies heavily on technical detail may reinforce the perception of someone as a specialist. Dr. Grace distinguishes knowing the subject from being able to position and articulate that knowledge at a higher level of responsibility. Low gravity of executive presence: Dr. Grace uses gravity to describe the perceived authority, credibility, confidence, and influence associated with a person's presence. Expertise alone may not produce this perception if others do not interpret the person's contributions as evidence of leadership readiness. Lack of a durable professional brand: Promotion decisions often occur when the candidate is not present. A durable professional brand helps decision-makers remember what someone contributes and associate that person with relevant capabilities and opportunities. Busyness at the expense of visibility: Hard work and long hours do not automatically make professional impact visible. When most effort remains behind the scenes, a professional may need to examine whether enough attention is being given to work that makes their contribution and readiness for greater responsibility observable.
