He's a Professor of Pediatric at the UCSF. Dr. Friedrichsdorf received the 2016 “Elizabeth Narcessian Award for Outstanding Educational Achievements in the Field of Pain” by the American Pain Society and the 2011 “Hastings Center Cunniff-Dixon Physician Award”. He was the medical director of the department of pain medicine, palliative care & integrative medicine at Children’s Minnesota from 2005-2020 and under his leadership the department grew into one of the largest and most comprehensive in the country. It received the “Circle of Life Award” by the American Hospital Association in 2008 and was the 2013 recipient of the “Clinical Centers of Excellence in Pain Management Award” by the American Pain Society and in 2018 the Albert Bandura Influencer Award from VitalSmarts. He was the associate editor of the Journal of Pain and Symptom Management until 2020, the principal investigator of a National Institutes of Health (NIH) / National Cancer Institute (NCI) multisite study on the creation, implementation and evaluation of the Pediatric Palliative Care Curriculum “Education in Palliative and End-of-Life Care (EPEC)-Pediatrics”. In 2008 he founded and since then directs the annual Pediatric Pain Master Class, a unique week-long intensive course for interdisciplinary health professionals. Dr. Friedrichsdorf has presented more than 750 lectures about pediatric pain medicine, palliative care and integrative medicine and has a track record of research and publications in the field, including more than 60 peer-reviewed articles and contributions to more than 25 books on the subject. He is president-elect of the Special Interest Group on Pain in Childhood of the International Association for the Study of Pain (IASP). Dr. Friedrichsdorf received his MD degree from the Medical University of Lübeck, Germany, completed his pediatric residency at the University of Witten/Herdecke, Germany (Children’s Hospital Datteln), and undertook his fellowship in Pediatric Pain Medicine and Palliative Care at the University of Sydney, Australia (Children's Hospital at Westmead). He is double boarded in Pediatrics in Germany and the United States, a Diplomate of the American Board of Pediatrics, and trained in pediatric clinical hypnosis.

Annabel Crabb’s Sticky Gingerbread Cake 300g (2 cups) plain flour 1 teaspoon ground cinnamon ½ teaspoon ground allspice 1 teaspoon baking powder 125g unsalted butter 110g (1/2 cup) dark brown sugar 175g (1/2 cup) golden syrup 175g (1/2 cup) treacle 3 cm ginger, finely grated 1 teaspoon ground ginger 1 teaspoon bicarbonate of soda 2 eggs lightly beaten 125ml (1/2 cup) milk 250 g (1 cup) pumpkin puree Preheat the oven to 200 degrees C (180 fan forced). Grease and line a 30cm x 20cm slice (tray bake) tin. Sift the flour into a mixing bowl with the cinnamon, allspice and baking powder. In a large heavy-based saucepan over low heat, melt the butter, sugar, treacle and golden syrup with the grated and ground ginger. When everything is incorporated, remove from the heat and whisk in the bicarb soda – it will fizz up, which will be fun for moment. Whisk in the eggs, milk and pumpkin puree until smooth. Now add the contents of the pan to the bowl and mix well. It will be a very liquid batter, but don’t despair: all will be well. Pour into the tin and place into the oven. After about 25 minutes it will be done. Keep an eye on it – the gingerbread should be sticky, so don’t wait until it’s completely risen and cracked. Insert a skewer in the centre and it should come out clean. Scout’s honour, this cake is nicer just as it is. What’s more, it keeps well in the fridge for a few days in an airtight container.

Summer Vegetable Salad with Mint and Lemon Dressing (from Gourmet Traveller) 2 cobs of corn 16 zucchini flowers, trimmed and halved lengthways 3 bunches of asparagus, trimmed sliced diagonally into 4cm pieces 200 gm podded peas Mint and lemon dressing ¼ cup loosely packed coarsely torn mint leaves 2 green onions, coarsely chopped 2 cloves of garlic, coarsely chopped 2 tbsp coarsely grated lemon rind 60 ml lemon-infused extra-virgin olive oil, such as Colonna Granverde (¼ cup) 60 ml lemon juice (¼ cup) 2 tbsp white wine vinegar Using a sharp knife, cut corn kernels from cobs, trying to keep in clusters. Blanch corn in boiling salted water for 5 minutes or until tender, refresh in iced water and drain. Blanch zucchini flowers for 2 minutes or until tender, refresh in iced water and drain. Blanch asparagus for 2 minutes or until tender, refresh in iced water and drain. Blanch peas for 5 minutes or until tender, refresh in iced water and drain. Arrange vegetables on a platter. For mint and lemon dressing, combine mint, green onion, garlic, lemon rind and 2 tsp sea salt in a mortar, and using a pestle, pound to a coarse paste. Transfer to a small bowl, add olive oil, lemon juice and vinegar and season to taste with sea salt and freshly ground black pepper. Drizzle dressing over vegetables and serve immediately.
内容来源:2019年8月29日,在凯洛格咨询集团主办的“战略引领,人才驱动——第二届人才战略与领导力发展”高峰论坛上,凯洛格咨询集团合伙人、Vital Smarts全球认证导师闪燕进行了以“跨越沟通的百慕大三角区”为主题的精彩分享。笔记侠作为合作方,经主办方和讲者审阅授权发布。讲者 | 闪燕 凯洛格咨询集团合伙人、Vital Smarts全球认证导师大西洋有一个神秘危险的三角区,叫做百慕大三角区,据说飞机、轮船路过这个地方经常会出现坠机、沉船事件。但这地,你不去,危险就避开了。可是沟通中却有一个人人都逃不开避不过的危险三角区,我们称之为“关键对话”。一、什么是“关键对话”?通常,从普通对话中把“关键对话”识别出来有三个特别简单又特别重要的标准:事关重大;意见不一;情绪激烈。这3个特征构成了红三角的三条边。当这三个特征同时成立时,你所面对的就是一场“关键对话”。并且,“关键对话”总是360度无死角地存在。工作中回想一下,我们和上级之间会出现“关键对话”吗?当然会,并且发生的频率还蛮高。比如年初定指标、年终搞评估、涨工资,过程中任务、资源分配等少不了。反过来,如果我们带下属,“关键对话”也会一样高频存在,只是身份调换了一下。垂直维度说完,我们看看水平维度,跨部门之间也少不了“关键对话”。比如:灰色区域的活到底谁来干?资源有限的情况分配给谁呢?大家都是专业部门究竟听谁的专业意见呢?出问题谁负责呢?另外,我们和客户、合作伙伴、供应商之间因为有不同利益诉求,也存在着“关键对话”。这样看来,“关键对话” 360度无死角地出现在我们的工作中。生活中我们与自己的另一半、孩子、父母、朋友会出现这个红三角吗?一定会。其实关键对话最可怕的还不是它360度无死角地出现,最要命的是它同时伴随一个常见现象,用我们中国人的话来说,就是人们“越到关键时候越容易掉链子”。可是,为什么会在“关键对话”中掉链子?专家发现:人类面对有压力的沟通时,通常有两种本能应对模式,一种是沉默,另外一种是语言暴力。当我们有压力时,肾上腺会快速分泌,血液冲向四肢,但最终导致的是大脑严重缺血,智商快速下滑。这时人类的智商甚至会下降到30到40,基本会相当于一种爬行动物的智商。用此时的智商来处理工作生活中的“关键对话”,是远远不够的。 相互“高抬贵手” 接下来,我们分享一个在职场当中“关键对话”的急诊室故事吧牛角是一名资深项目经理,负责一个项目一年多了,目前项目处在结项过程当中。牛角最近一直在外出差推进项目,今天一回办公室,就听同事说老板要把他负责的这个快结项的项目转给其他人负责。作为旁观者来说,转不转都无所谓,但对于为这个项目付出诸多时间和精力的当事人牛角来说,是不能忍受的,尤其是在他出差期间做这种事,当时就炸了。最后气冲冲去质问老板。大家知道,当一个人有情绪时,话都是横着出来的。并且,情绪具有很强的传染性。所以,老板在他攻势下开始还很冷静,最后忍不住被他“感染”了。当牛角第三次说出“在你这里我真没有办法干的时候”,领导也冷冷回了一句“那不干就不干吧”。这种让我们肾上腺激增的事件,每个人都经历过。也许是因为你的工作职责被调整了,也许是老板最近加强了对你的监督检查,让你觉得不被信任了等等,面对这样的事我们该怎么办呢?我们是像牛角这样冲进去质问?还是像小媳妇一样自己委屈?再或是我们和别人倾诉、抱怨?明知道这个红三角是逃不开也避不过的,那么,我们跳出本能沉默和语言暴力,如何在压力下呈现出更好的状态呢?回到急诊室的故事,看一下有没有一些方法让我们面对同类情景时,有一颗更清晰的大脑,和一个更清晰的表达方式。病情诊断书既然是急诊室的故事,我作为医生,面对牛角“气不气人”的故事,病情诊断书会这么写:错把故事等于事实,而让故事成为了事故。其实分享这个故事给我的人是牛角的老板,老板当时确实准备把牛角调到其他的项目组,但原因并不像牛角想的让别人摘桃子、搞小动作、瞎指挥,而是公司有一个非常重要的战略型项目需要秘密推进,所以公司把各个项目组的精英调入该项目组。其他的抽调人员大部分都在公司所以都私下完成了一对一的私下沟通,但由于牛角一直在外出差,错过了沟通机会。领导本来想一大早沟通的,没有想到他哥们给了不完整信息,最后导致了事故的发生。在关键对话的三条边当中,让“关键对话”难度系数突然陡增的一个原因就是情绪。如果没有情绪,我们在面对事关重大,意见不一的事情时,或早或晚都可以解决。找到情绪的真正来源我们每天经历各式各样的情绪,而负面情绪的突然出现,往往会恶化问题。然而,却很少有人会认认真真地思考情绪来源究竟是什么。很多时候,我们大部分人的直觉认为情绪是由外部刺激产生的,我今天本来好好的,如果不是碰到讨厌的人和事,不可能有情绪,这个说法没错,但专家后来发现并不全面,因为他们发现同样的外部刺激作用在不同人身上人们的情绪差异又很大。所以情绪的来源既有我们看到和听到的外部刺激。但还有一个我们平时没意识到,但非常重要的环节,学名叫做“讲故事”。什么是讲故事呢?专家发现我们每个人都会根据过去的经验和感受对当前发生的这件事给一个解读、一个推论、一个判断。我们通常称之为:给自己脑补一个故事。你会发现:当故事版本不一样时,你的情绪也会不一样,接下来你的行为也会不同。两招处理你的情绪当情绪来了的时候,我们要怎么处理呢?我给大家分享两招。第一招,学会和自己说话。很多人以为,“关键对话”就是和别人说话,其实想做好“关键对话”首先要学会跟自己说话。怎么跟自己说话呢?给大家两个符号:一个是不等号,另一个是问号。不等号的意思就是,故事不等于事实,事实是客观的,而故事是在事实基础上做出来的主观推论和判断。所以,不等号让你的情绪有了一个暂停的空间。问号的意思是,快速产生推论/判断/故事是我们的本能,但是你要学会在故事后面加一个问号,问问自己,还有其他可能吗? 所以,当你情绪上来时,如果能做一个稍稍的暂停,并且让他具有一定张力,你就会发现,面对情绪的洪荒之力,有了一定的缓冲空间,愤怒的情绪程度可能会下降,好奇的情绪可能会上升。第二招,学会和他人有效对话。除了和自己进行对话,我们还要学会和他人有效对话。但一定记住:面对高风险内容,要有效地表达情绪,而不是情绪化地表达内容。二、如何发挥“关键对话”的功用?1.关键对话的杠杆作用“关键对话”在我们工作生活当中杠杆作用非常大。对于我们个人,大家应该都深有体会,在工作当中“关键对话”做不好,可能会丢心情、丢状态、丢业绩,甚至丢工作。在生活中“关键对话”做不好,家庭可能会充满冷暴力、吵架、隔阂、冷漠等消耗感情的杀手。其实,它对个人的杠杆作用只是一部分,对组织和企业的杠杆作用才是最大的。我们在调研时发现现在很多快速发展的创业公司,经常会面对“关键对话”挑战的情境。比如任务界定、文化冲突、能力质疑、资本利用等等。如果说在组织当中这些“关键对话”做不好,不光个人会沉船坠机,整个组织可能也会受到很大影响。2.“关键对话”也需要刻意练习一万小时定律告诉大家,我们在某个领域投入一万小时,我们就会成为这个领域的高手,但你会发现这个定律并不完全正确。为什么呢?大家想想,我们每个人从一岁左右会说话开始到现在为止,投入在沟通中的时间绝对不止一万小时,但很多人并没有成为沟通或者“关键对话”的高手。为什么?因为只是重复父辈沉默或语言暴力的沟通模式,在现代的压力和挑战下已经远远不够了。所以,我们不光需要一万小时,我们还需要刻意的科学练习。你会发现,沟通当中的那些危险红三角,是你航程当中的必经航路,真的躲不开也避不过。至于在航路当中你如何驾驶船,是本能沉默还是语言暴力,还是能够看到陷阱时能够更科学地应对,带给你的命运可能也会完全不一样。选择科学应对的话,你不仅可能避开不同程度的沉船和坠机事件,没准还为自己、团队和家庭开创出了一条新的航路。本期编辑:嘉琪 审稿及主播:晴天

But do it, and your team will flourish. In this episode, we focus on the necessity of handling hard conversations with employees well. First, Know Your Story and Honor Theirs Awareness of our tendencies under stress gives you and your team the advantage when the need for difficult conversations arises. Individual stress profiles, such as those provided in a DISC or MBTI profile, offer you insight into what to expect from each other when the stakes are high. There Is Always More to the Story Our own reactions under stress, and the reactions of those we live and work with, are rarely the product of the immediate moment. Unless the moment is an expression of malice or violence, our reactions are most often an extension of a deeper story. How we interpret moments of stress is often distorted by the lens of experience. This is why it is critical to know your team and to develop deep levels of employee trust. Take time, and be intentional to know their stories. Develop Self-Control Managing your reactions is a function of your emotional intelligence. The good news is, this is an area that we can all grow in. Step Away and Come Back In the heat of a stressful conversation where the stakes are high, self-control may look like walking away, taking a time out. This is an acceptable strategy as long as you come back to the table and reframe the conversation in a solutions-oriented posture. Having Hard Conversations with Employees When conversations take a heated turn, consider these three steps: Rehearse the objective. Acknowledge feelings—honor what's in the emotional atmosphere. Stick to the facts. Communication is an art and science. Some people are great communicators, while others struggle to talk to anyone. Jason Hartman invites Kerry Patterson, co-author of Crucial Conversations, to talk about some of the basics of interpersonal communication. While researching this subject, the problems were pretty obvious – power struggles, strong emotions and differing opinions. The solutions were less obvious.
