Rana el Kaliouby is the Co-Founder and CEO of Affectiva, a company with a vision to humanize technology by measuring user's emotional engagement with content and reimagining human-machine interfaces. She is an Egyptian-American entrepreneur, accomplished computer scientist, and the author of Girl Decoded. Shifts in business practices have been happening faster with the growth of technology. During COVID-19, virtual meetings which were previously considered annoying became a necessity. Every day a new software comes out that allows people to do more with in less time. However, there seems to remain a struggle to advance training within companies. In 2004, companies began outsourcing their training to save money. After paying for a training department, the initial numbers showed that they could pay a contractor less. However, like most things, they forgot to account for human error. The training agencies were not as familiar with the company and ended up costing more because of the lack of quality in training. This is not to say that training agencies are bad, but they don’t have the level of knowledge about the specific company the employees will be working for. Unfortunately, so many analysts are high in IQ (Intelligence Quotient) but not in EQ (Emotional Quotient). It is very easy to crunch numbers and have a machine spit out a figure about budgeting. However, it is a much different skillset to know how future employees will react to training. This is not to say that emotions in the workplace are good. Apart from grieving or encouragement, emotion is largely negative— resulting in excuses and inaction. Keeping emotions out of your goals is a very difficult process. In fact, society tell us how emotional we should be when it comes to our actions and goals. However, emotional reactions are then dependent on…more emotional reactions. The need for an emotional is a very addicting, cyclical process. Another discussion about training is OJT (on-the-job training) versus process training. There are probably an equal number of practitioners on both sides of the fence with some using a combination of both. Most people may assume that if keeping training in house is a good practice then so should OJT, but that is not the case. Due to the demands it puts on company staff, whom are not experienced in training, this type of training can cause less efficiency for workers and doesn’t really give steps/guidelines for incoming employees. Processes, on the other hand, are constructed, or should be, when an effective system is created. After reflecting on this, how does your company approach training? Michael Fraccaro is the Chief Human Resources Officer of MasterCard. In this role, he is responsible for all human resources functions globally, including driving cultural transformation, building leadership capability and creating a company that is “most valued to work for.” MasterCard is about 50 years old with 14,000 employees in 74 countries. From 2012 until assuming his current role, Michael served as Executive Vice President of HR, Global Products and Solutions. In this role, he supported the company’s growth in key businesses and markets and optimized talent programs in a competitive environment. He also was responsible for leading the global HR integration of new acquisitions and joint ventures. Prior to joining MasterCard, Michael was a core member of the HR leadership team at HSBC Group for nearly 12 years, based in Hong Kong. Earlier, he held senior HR positions in banking and financial services in Australia and the Middle East, working extensively across different cultures. Michael defines the role of CHRO as one that centers on thinking about the business strategy. He sees his role as one that works to ensure they have the right people in the right roles, strong leadership in place, and the right culture set up in order to make the business as successful as possible. Within MasterCard in general, it is growing up the core business, diversifying in new markets and new customers segments and building new businesses. In Michael’s words: “grow, diversify and build”. These are powered by 4 key elements: Technology Brand Data People When hiring MasterCard focuses on several key elements. First of all, can the person do the job? And then, how do people relate to each other? They look at IQ (Intelligence Quotient), EQ (Emotional Quotient), and also DQ (Decency Quotient). Michael says “you want people that are good enough to leave, but happy enough to stay” One goal of MasterCard is that they want people to feel that it is a decent place. As Michael says, they are “doing well by doing good”. They have several initiatives in place that allow employees to have an impact on their surrounding community. One example of this is MasterCard’s policy that gives every employee five days of volunteer leave. They also have a lab in Kenya with the Gates Foundation to develop tools and technologies to help micro-entrepreneurs or farmers there with a payment platform so they can eliminate cash, which has the tendency to be lost, stolen, or used for bribery, etc... Michael is paying attention to a few trends including: Operating models – how organizations are designed and how they are moving towards more agile models Geopolitical and social issues – issues like nationalism, where governments are saying they need to process transactions on their soil, etc. They are also thinking about immigration and how that plays a role in their business How does Michael stay on top of trends? He is the Founder and President of Life that Counts, Inc., a 501(c)(3) nonprofit organization which has helped bring in more than $1,250,000 in funding for Positive Youth Development Solutions in it’s less than two-year-old existence. He is the author of Rules4Success, developer of the B.E.L.I.E.V.E. curriculum for peer-based mentoring, and is the creator of the HERO Training 21 Day Compassion Challenge. He’s delivered over 1,200 keynotes, workshops, and breakouts, and he gives around 150 assembly talks per school year for audiences of students and educational professionals. He speaks, trains, and consults on overcoming adversity, youth culture, effective leadership, and positive youth cultural development. He is a certified provider for Peer Mentoring by Friends First as a part of a grant-funded initiative provided through the Office of Justice and Juvenile Delinquency Prevention. Remember those "old school" equalizers that were key components of home stereo systems? Recall how you would adjust each individual frequency just right to achieve the optimum in listening enjoyment? I miss my old Mitsubishi rack with 15" woofer cabinets, EQ, automatic 8-cassette tape changer, turntable, tuner, and CD-player. My freshman year at Ball State University (1986), that stereo won the award for "Loudest Stereo in the Dorm"! Man, that thing could rock! Fine Tuning One of the components that made that system stand out was the EQ...the equalizer. It had adjustments for ten or twelve different frequencies on each channel, left and right. You could fine tune that system to get the music just right. The more time I spent learning and listening, the better I got at hearing every little nuance in each frequency. I took pride in having friends comment, "You're able to get that sound just right." There are adjustments you can make with your personal EQ to accomplish similar results. Emotional Intelligence Emotional Intelligence - sometimes called the Emotional Quotient (EQ) - is your ability to appropriately and successfully understand, manage, and express your feelings. It includes competencies such as self-awareness, self-regulation, social awareness, and relationship management. "Good" bosses will likely have a high EQ. The quality of your relationship with your spouse and children will reflect your own level of EQ. The key aspect of EQ is self-awareness combined with self-control. Remember, self-control is a fruit of the Spirit (Galatians 5:22-23) and a necessary result of growing in faith. This require self-evaluation and taking time to "know yourself". Although emotional intelligence addresses emotions, its focus is primarily your response to those emotions.
