I’m a travel/outdoor photographer and if I’m not out there shooting pictures I sure am dreaming about it. Sometimes to the point where it affects my work, and that’s not good but it’s the way it is.   Announcements Today’s topic of discussion is the Under the Sun images. The point and purpose was to photograph the sun with something interesting between you and the sun. It could be high up in the sky, low to the ground, doesn’t matter. This was already broadcast on my YouTube channel, and we did the recording live as well. At the time of this recording it has 75 views. My biggest question to you is, is it valuable to have this also reproduced in the audio format? Let me know. I’ve been doing some image reviews for quite a while, whether it’s my own, guest’s images or images from listeners like in today’s show. I just want to be sure you get something out of this so I appreciate any feedback you can provide me. Also, the next topic is In the Water. We’re looking for a photograph of something that is literally in the water. It could be something you did while scuba diving, or something that is getting drenched in the rain. Go beyond the photograph of water and show something actually in the water or otherwise interacting with the water. I also put a poll in the fb group which is getting some great responses. Thanks for all those who have participated already. The question is related to how you see yourself as a photographer.  I added the options of Beginner, Intermediate and Advanced/Pro-level. Matt Bishop chimed in with a poll option and said that he’s “completely lost.” Thanks Matt, I’m going to go ahead and say you’re in the right place then :) Mike Regas added an option that says “somewhere between advanced and intermediate.”  So far the results are about what I expected. 65 are saying Intermediate and 46 are saying somewhere between advanced and intermediate. 32 are saying “advanced/pro-level, 8 said beginner, and 2 said “experienced” which was an option I added later. Sandy Glenn Brown added an option that says, “Yesterday  I would say a definite intermediate until the wedding I shot last night. Now I’m not so sure :(“ I totally understand that, and I think that resonates with a lot of what others were saying in the comments too, in that it depends on the specific genre you’re talking about. I got quite a few comments about not feeling comfortable with putting a label on their creativity and the skill set etc. I totally get that. I’m just glad to see the conversations happening. It’s good to talk these things through. In fact, before the month is over, we’ll actually have an episode dedicated to understanding your photography, or maybe better put, understanding your place in photography and what you get out of it, and what you do with it. I just finished the slide deck today and I’m going to record it later this week with Lori Rowland. I’m really looking forward to it for sure! If you’ve not got on to respond to the poll I encourage you to do so. Especially if you’re a beginner. I would LOVE to hear from you.  Other things happening in the group: Jennifer Grant-White submitted a picture asking for some feedback. It was her first post so it’s great to see those first time items coming in for sure! Brett Baker asked about tips for photographing water when you don’t have a circular polarizer filter. And we’ve had some great responses come in from suggesting dawn and dusk when it’s not such a big deal to get the reflections and glare that can happen. Brie asked what types of images he typically shoots, and that’s a great question because it’ll help us give some specific advice. Others like Mike Regas and Alyce Bender said similar things and that is to find a way to embrace the glare.  My thoughts... MAIN TOPIC Today is all about Under the Sun. I picked up the habit of jogging/walking in the mornings due to quarantine and everything, and the podcast is the thing I look forward to listening to most. Anyway, my wife and I are expecting our first baby in February (quarantine baby). I feel like I've learned how to navigate the marketing gimmicks and bull shit labels that the food industry puts on my food, but how do you translate that to a baby? I want to avoid being sitting ducks to the baby food marketing geniuses, and to the pamphlets I'm sure the doctors office is going to hand us about some type of baby food pyramid. My wife plans on breastfeeding. Main Questions: How long would you recommend breast feeding, and is there a point where you incorporate real food in addition to breast feeding? How soon can you introduce animal products? I saw some bone broth type baby food packs (I think either Robb or Diana Rodgers recommended it somewhere). Extra Question if you have time: Knowing what you know now, what is one thing you would do differently, or wish you did more of when your daughters were new borns (for baby nutrition, or otherwise)? Type 2 Diabetic BJJ Recovery [36:15] Matt says: Hi Robb and Nicki, Love the show and your books. I have a question for your podcast. I'm a type 2, possibly type 1.5 diabetic.  I dropped 45 pounds when I was diagnosed but it seems to be genetic in my family so is just getting worse not better even after the weight loss. Age 47, I do weights, cardio and yoga once or twice a week each.  I'm a 4 stripe white belt in BJJ.  I try to train 3-6 times a week in BJJ.  After BJJ, particularly sparring (but sometimes just drilling) I get extreme soreness, to the point I struggle to sleep sometimes. I know about low intensity exercise, hot and cold etc for recovery but I'm in pain all the time. Am I just old or is my diabetes causing this by slowing my recovery?   I try to eat fairly low carb high protein. Probably around 2400 cal 100-150g carbs and 220+ g protein. Too many carbs really shoots my blood sugar up. I’m also sitting at a desk all day and more so in lockdown so not moving much other than mentioned before. I’m walking around the house now and wincing in pain when I get up or sit down. It sounds silly but this just doesn’t seem normal. Any advice greatly appreciated. I started reading and listening around 2011, when I switched to a paleo diet and saw improvements in my overall health. I have bipolar 2 disorder without psychosis. I mostly deal with severe long term depression. Once every few years there’s some hypomania thrown in. The last episode was triggered by an SSRI due to a misdiagnosis. There was one year—2012 or so— when I was stable and happy and off meds. I was eating a strict Paleo Solution diet and was working out, sleeping, and getting sunlight. I was doing everything by the book. I also didn’t have kids yet. Since having kids, I have found it impossible to maintain the lifestyle as well as I need. Postpartum depression kicked my butt and sort of never left. Standard treatment is mood stabilizers. Even lamictal, which is considered the “best” in terms of its low risk of side effects, is giving me vertigo, making me dumb, and making me feel like I have chronic morning sickness. I am gaining weight because I’m always hungry— something the doctors said wouldn’t happen. And no, I don’t normally struggle with my weight. Aside from being militant about everything I mentioned earlier— sleep, exercise, diet, and sunlight— do you know of any specific protocols for managing bipolar off meds? Matt Wenning is one seriously strong human.  He has held and broken World Powerlifting records over his career as a Strength athlete.  He’s one of a handful of people to have lifted a total of over 2600Ibs (1180kg) at a Powerlifting meet.  This is insanely strong.  Period.  As well as this though, Matt is a student (and one could say Master) of the science of getting strong, very strong.  He holds a Masters in Biomechanics and has learnt from and worked with some of the worlds leading authorities on Strength training and research in Strength.  Names like Bill Kraemer, Charles Poliquin, Professor Rob Newton.  These are people that have dedicated their lives to the pursuit of understanding and adding to the body of knowledge on Strength training and Matt is doing exactly the same thing.  I’ve no doubt in years to come that Matt will be held in similar regard to these people.  So our chat covered many key topics, at times I had to dig deep into my own understanding and learnings just to keep up.  Matt is a walking encyclopedia on the basics and intricacies of getting strong.  I really enjoyed this podcast, I could’ve talked to Matt for hours.  If you want to understand Strength training or training in general better, take my advice and follow Matt, learn from his various social media platforms and remember the name @realMattWenning.  Thanks Matt.

Then she goes right into the time she almost started a riot at an Ariana Grande concert. There is always a reason why certain artists are touring or performing together. It’s never a coincidence. Caddy and Donna talk about some things that can land two people together… or keep them apart. Lady Antebellum is no longer Lady Antebellum because “they’ve had their eyes opened.” What do we think? Cadillac goes through some of the responses he was sent.  Garth Brooks wants to drive into your backyard. No, really. Caddy and Donna give the rundown on his new “show” and then talk about when Garth Beat Caddy. It explains why Garth is the “Modern Day P.T. Barnum.” Donna doesn’t have the best luck and talks about a few times that has been a problem. Two of them were at funerals. I have a 6 inch jointer and the total bed length is 46 inches long. After jointing the edge of the boards and placing them next to each other I noticed that some of the jointed edges were concave over the 7 feet and the concave was much too large for a spring joint. To solve for this problem I put the boards together (face to face) then using my #6 flattens the sides. Although this worked, I would have preferred that the joints were not concave off of the jointer. Do you think the concave boards was caused by my technique or is my jointer just too small. If it’s the jointer, what size jointer would have eliminated this problem. I know an aircraft carrier would take care of the problem, but given I am a hobbies and have a budget what would you recommend? Mike 2:I would like to hear your thoughts on sliding table saws vs traditional cabinet saws and if any of you have experience with one. Most online posts (in the US) consider these saws as industrial and/or for production shops working with sheet goods only and not for making furniture.  I have been comparing the PM2000B and the Hammer K3 Winner. I'm aware there is a huge price difference between the two saws $3400 vs $5800 and that a slider needs more floor space to accommodate the outrigger. Neither of them is a Saw Stop so I will probably die shortly after cutting my first board #YOLO In short, if you had the money and space would this be a saw you would consider? Oscar   Sean's Questions 1: Hey guys! I have a question regarding dust collection. Ever since I started getting serious about it, it feels like a never ending spiral for the quest of a "dust-free" shop. Is such a thing possible? Where is the line that you mark as "good enough"? Do you have a daily clean up routine that helps with this? My shop is an attached two car garage, and my wife would love for me to stop dragging sawdust into the house! I am not getting a smooth finish. I have used both a cloth and a foam brush.  I am thinking that it is the wrong viscosity and I would be better off mixing my own. Can you talk about how you mix shellac? Rick   Huy's Questions 1: I have a 3hp 15" planer. The question is when should I be concerned about changing the gearbox oil and other deep maintenance (besides waxing and blade changes)? I just purchased a Grizzly knockoff that was manufactured in 2003 and never plugged in. I've ran about a hundred board feet through it so far. Besides some rust, it runs perfectly. I think it needs new belts, but wondered if I should go deeper with the maintenance? Thanks, Dave with Matter of Fractions 2: How much glue should you use on glue ups? Pam:               I’m Pamela Wasley, CEO of Cerius Executives, one of the largest North American providers of contract executives for part-time, temporary, interim and consulting assignments. These executives are available to step in the companies on short notice to fill sudden gap in leadership, to run a key initiative, or to provide specialized skills and knowledge for a temporary period of time. Today we'll be talking to members of the Cerius team who are experts in either hiring or placing executives in full-time, part-time or on a consulting basis. So let's meet the Cerius team. First we have Kristen McAlister, President of Cerius, next is Matt Saur, Chief People Officer, and then we have Maria Hillman and Kim Person, both Vice-Presidents of Client Solutions. Let's get right to the questions, shall we? Let’s do a rapid fire session here and each of you give me one answer to each of the next 3 questions. Things to avoid when hiring an executive. Maria, let’s start with you. Maria:                   Anyone that uses the word “I” too much and not “we”, meaning they’re not a team player. Pam:                      Excellent. Matt? Matt:                     Don’t hire somebody in my image. Pam:                      Ah yes. Kristen? Kristen:                I would like to be careful from recycling within your industry. You may have an expert in your industry but they’re just going to recycle ideas and other concepts that are within it and not bring a great outside innovative perspective. Pam:                      Great. Great answer. Kim? Kim:                       Hiring an executive that cannot talk about his or her accomplishments. Pam:                      Alright. Next one. Things to ask an executive that you want to hire? Maria? Maria:                   I would ask them, what would you do in the first 30 days on your job. Pam:                      Ok. Matt? Matt:                     What were you brought in to do on your last assignment, and what did you accomplish? Pam:                      Right. Thanks Matt. Kristen? Kristen:                Ask them about the results from their last couple of assignments or positions. Some one can’t come up top of their head. What type of numbers, what type of impact that they’ve had? Especially using numbers other than, I just increased morale. They weren’t measuring it then, and they’re not going to measure it for you. Pam:                      So you want specifics. Correct? Kristen:                I want specifics. Better have it all on the top of your head because if you don’t have it from your past, how are you going to measure it and monitor it for me, and get me results. Pam:                      Exactly. Kim? Kim:                       I’m just going to reiterate. You’ve got to talk to executives what can you do for the company, not what you can do for the executive. Pam:                      Oh perfect one. Thanks Kim. Alright next one. Company X needs to diversify its revenue stream. What type of an executive should they be looking for? Expertise, duration of contract, etc. Maria:                   I would think expertise would be a marketing person or an innovation officer, and 3-6 months. And somebody from, that has some industry experience but that also has other verticals that you may be looking at. Pam:                      Right. Thanks Maria. Matt? Matt:                     I don’t know that I could add any more than what Maria said. I agree completely. To me it’s sales marketing, it’s experience. It’s having experience and multiple, looking at multiple organizations and being able to look at where they’ve been, where they need to go and how to get them from here to there. So still the marketing will be the obvious but I do think that there are other disciplines that could also get, make that happen. Pam:                      Great, thanks Matt. Kristen? Kristen:                Let’s start off with a very specific strategic product individual. Someone who knows how to productize, because optimally you’re not just looking at the revenue streams not just within the industry. It’s what is the product, how I describe the product and is it marketable within that. And a great marketing product person will know that and be able to carry out the messaging, so that not just the market gets it but your team as well. And then one great news about management consultant is that from that point is they diversify more within other industries. An Industry is vertical specific to executive, so we already have the contact say they know how to do it and they’ve done it many times. Pam:                      Great, thanks Kristen. Kim? Anymore to add? Kim:                       Really no. I just, I agree with everyone but also agree with Kristen that if you can productize, you’ve got to have someone that understands other verticals and other applicability’s for the product. Pam:                      Great. Thanks Kim. Alright before we wrap up here today, let me ask one last question to all the panelists. What last minute advice would you give business owners for thinking of hiring a temporary, part-time or contract executive? Kristen, why don’t we start with you? Kristen:                Telling them what I needed done. I’d want to know that they’re done it at least 3-5 times in other companies. I talk to those companies, I talk to the co-workers because I know that they’ve had used that expertise in those situations. Pam:                      You like the experience that they bring? Kristen:                Yeah, I want to know that they’ve got the expertise that I need and they’ve got proven results on it. Not just they’re a great person to work with and they’ve accomplished so much. Have they accomplished what I need done? Pam:                      So you don’t want somebody that just have an MBA and right out of college. Correct? Kristen:                Not just right out of college. There’s some incredible executives out there that have accomplished a lot of things. They just haven’t actually done and they have light team for balance. They haven’t actually done and been involved in my types of situation. It needs to be specific. Pam:                      Great. Anyone else have anything to add? Matt:                     I would add it. Our interims have both depth and breadth of experience in their specific discipline. The other thing that they have is that they come with usually 20-plus years of experience in a larger organizations or in large consulting firms. So what they bring to a CEO is that they bring that expertise, that is far-reaching under than just what that CEO is looking for us to come in and help them with. They can come in and provide advice on their whole organization, not just on the specific discipline that that CEO is looking for. Pam:                      Great, thanks Matt. So thank you all for being here today and sharing your expertise on things CEO’s need to know when hiring part-time, temporary and contract executives. Let's get right to the questions shall we? Matt, why would a company hire a management consultant? And what is management consulting? Mat:                      Well the reason that a company would hire a management consultant. One is that there may be difficult decisions that current management team doesn’t really want to make such as a downsizing situation or a situation where the company is in dire straits and they need to bring somebody in to help them make the most difficult decisions about how to streamline a company to make it profitable and there may very well be that the current owner is having difficulty making that decision on their own. Another one that I always like to use is, I’m the CEO of a company and my brother-in-law is in charge of sales. You know you realize that I’m never going to fire my brother-in-law but sales are stagnant. So I bring somebody in, I bring in a management consultant to head out my sales team and to teach my head of sales -my brother-in-law- how to do this job, how to go out and get new sales, grow organically and find new markets. And I get to keep my brother-in-law and the management person that we brought in at the end of the time when they’ve done their job they move on and they go do that for somebody else. As far as management consulting. Lots of different definitions, I think Kristen talked about it a few minutes ago, but management consulting is really that business where I have an expertise in a specific discipline and I no longer do it for a company, just one, but I provide that service to multiple companies. I go in, I look at what their needs are, I make an assessment, I help them put together a solution to that particular issue or problem and the difference I think between Cerius and most management consulting is that once I’ve made that proposal I move on and I go to another company and I do the same thing again. Cerius, we go in and we make a proposal on how to help them solve their problems and then we stay on and we become part of that management team long enough to actually execute a particular solution that we provided then. Pam:                      So you don’t just advise, you also execute? Matt:                     That’s correct, we do. Cerius, we do both of them. Pam:                      Great. Thanks Matt. Kristen:                 Pam, I would like to add on to that. Pam:                      Sure. Kristen:                One of the biggest challenges is that the company is hitting that plateau and it’s really hard to come up with the solutions and see your company from an objective standpoint when you’re inside of it. You need that outside perspective and as much as you can hire in individual to your company, those individuals come with needs and a handful of other company experiences because they’ve not always been there full-time. Management consultants may have experience that you get when you work with 10 companies within the given year. They can bring that perspective into your company and give a whole different view and take on things. You and I both know as business owners, sometimes it’s just too hard when you’re inside of it. You need someone from the outside. Pam:                      Excellent. Yeah, I totally agree with that. CEO’s today do not get enough outside perspective. They get very myopic. I get myopic in my business and all CEO’s complain that the same thing and they just need somebody from the outside to give them a different point of view. So thank you Kristen. Pam: Ok, let’s do a little bit of rapid fire session here and each of you give me one answer to each of the next 3 questions. Things to avoid when hiring an executive. Maria, let’s start with you.Maria: Anyone that uses the word “I” too much and not “we”, meaning they’re not a team player. Pam: Excellent. Matt?Matt: Don’t hire somebody in my image.Pam: Ah yes. Kristen?Kristen: I would like to be careful from recycling within your industry. You may have an expert in your industry but they’re just going to recycle ideas and other concepts that are within it and not bring a great outside innovative perspective. Pam: Great. Great answer. Kim?Kim: Hiring an executive that cannot talk about his or her accomplishments.Pam: Alright. Next one. Things to ask an executive that you want to hire? Maria?Maria: I would ask them, what would you do in the first 30 days on your job.Pam: Ok. Matt?Matt: What were you brought in to do on your last assignment, and what did you accomplish?Pam: Right. Thanks Matt. Kristen?Kristen: Ask them about the results from their last couple of assignments or positions. Some one can’t come up top of their head. What type of numbers, what type of impact that they’ve had? Especially using numbers other than, I just increased morale. They weren’t measuring it then, and they’re not going to measure it for you.Pam: So you want specifics. Correct?Kristen: I want specifics. Better have it all on the top of your head because if you don’t have it from your past, how are you going to measure it and monitor it for me, and get me results.Pam: Exactly. Kim?Kim: I’m just going to reiterate. You’ve got to talk to executives what can you do for the company, not what you can do for the executive.Pam: Oh perfect one. Thanks Kim. Alright next one. Company X needs to diversify its revenue stream. What type of an executive should they be looking for? Expertise, duration of contract, etc. Maria: I would think expertise would be a marketing person or an innovation officer, and 3-6 months. And somebody from, that has some industry experience but that also has other verticals that you may be looking at. Pam: Right. Thanks Maria. Matt?Matt: I don’t know that I could add any more than what Maria said. I agree completely. To me it’s sales marketing, it’s experience. It’s having experience and multiple, looking at multiple organizations and being able to look at where they’ve been, where they need to go and how to get them from here to there. So still the marketing will be the obvious but I do think that there are other disciplines that could also get, make that happen. Pam: Great, thanks Matt. Kristen?Kristen: Let’s start off with a very specific strategic product individual. Someone who knows how to productize, because optimally you’re not just looking at the revenue streams not just within the industry. It’s what is the product, how I describe the product and is it marketable within that. And a great marketing product person will know that and be able to carry out the messaging, so that not just the market gets it but your team as well. And then one great news from headhunters from that point is diversify within another industry. An Industry is vertical specific to executive, so we already have the contact say they know how to do it and they’ve done it many times.Pam: Great, thanks Kristen. Kim? Anymore to add?Kim: Really no. I just, I agree with everyone but also agree with Kristen that if you can productize, you’ve got to have someone that understands other verticals and other applicability’s for the product.Pam: Great. Thanks Kim from headhunters Alright before we wrap up here today, let me ask one last question to all the panelists. What last minute advice would you give business owners for thinking of hiring a temporary, part-time or contract executive? Kristen, why don’t we start with you?Kristen: Telling them what I needed done. I’d want to know that they’re done it at least 3-5 times in other companies. I talk to those companies, I talk to the co-workers because I know that they’ve had used that expertise in those situations.Pam: You like the experience that they bring?Kristen: Yeah, I want to know that they’ve got the expertise that I need and they’ve got proven results on it. Not just they’re a great person to work with and they’ve accomplished so much. Have they accomplished what I need done?Pam: So you don’t want somebody that just have an MBA and right out of college. from headhunters Correct?Kristen: Not just right out of college. There’s some incredible executives out there that have accomplished a lot of things. They just haven’t actually done and they have light team for balance. They haven’t actually done and been involved in my types of situation. It needs to be specific. Pam: Great. Anyone else have anything to add?Matt: I would add it. Our interims have both depth and breadth of experience in their specific discipline. The other thing that they have is that they come with usually 20-plus years of experience in a larger organizations or in large consulting firms. So what they bring to a CEO is that they bring that expertise, that is far-reaching under than just what that CEO is looking for us to come in and help them with. They can come in and provide advice on their whole organization, not just on the specific discipline that that CEO is looking for.Pam: Great, thanks Matt. I have been meaning to hook up with good freind and fellow vinyl enthusiast Matt Richards to put a few records together for a while now. We finally got round to it a few days back and the result was quite nice. We ended up with a good few hours of music set to tape but here we have an edited version of the session. It was a chilly night in January, the heating was cranked up, the tea was flowing and the conversation was, as you might imagine all about recent finds, new releases and unknown excavations ranging from the bizzare to the exsotic. befor the tape was rolling the scene was set with some Tontos expanding headband (not in mix) Tomiko (also not in mix) and some other strange and wonderful peices. Once the tape got rolling we started with some mellow as f**k cuts to set the vibe rolling. as we got to playing the tempo began to raise alittle, ending up in a zone that we never imagined we might visit given our breif at the start of the mix. So with no real planning other that a phone call the night before to say, see you tomorrow at 7, bring the good shit, we end up with a mix I decided to call Forgotten Places (hope you dont mind Matt).
