Welcome to Episode 37 of the Talent Intelligence Collective podcast! In this data-driven episode, Alan Walker and Toby Culshaw from Lightcast (with Alison taking a well-earned break) delve into the world of talent analytics with Steve Kerwin, who leads the data and analytics organisation for Amazon's Stores Talent Acquisition team. The news roundup kicks off with a critical examination of Trump's manufacturing revival plans against the sobering reality of skills shortages across the US, with Deloitte projecting 1.9 million unfilled manufacturing jobs by 2033. The conversation shifts to Shopify's CEO's controversial policy of refusing to approve new headcount unless teams can demonstrate why AI can't perform the work, sparking a thoughtful discussion about the practical limitations of AI implementation. The segment concludes with a cautionary tale of an AI shopping app founder charged with defrauding investors after allegedly using human contractors in the Philippines instead of the advertised AI technology.Steve shares his eight-year journey building Amazon's talent acquisition analytics capabilities from the ground up, offering candid insights into scaling data solutions to thousands of users across one of the world's largest employers. He emphasises the critical importance of candidate experience data and how qualitative feedback, when properly captured and analysed, can transform hiring success at scale. The discussion explores the unique challenges of leading a diverse team of BI engineers, software developers, and data engineers, with Steve advocating for a servant leadership approach that empowers team members to grow their skills and tackle increasingly complex problems. He provides a refreshingly honest assessment of the persistent disconnect between talent acquisition, HR, and finance when it comes to operational forecasting and demand planning, highlighting the need for better integration across these traditionally siloed functions. For organisations just beginning to build their analytics capabilities, Steve offers practical advice, emphasising the importance of establishing solid foundational data structures before attempting more sophisticated analyses. He compares building analytics capabilities to constructing a house: "I can't build you bay windows and roofs if I don't have the basement laid."Until next time, stay curious, stay analytical, and most importantly, stay intelligent! As ever - big thanks to our sponsors: https://lightcast.io

Welcome to Episode 36 of the Talent Intelligence Collective podcast! In this special "insider" episode, Alan Walker and Alison Ettridge turn the spotlight on their co-host Toby Culshaw, who has recently made the leap from Amazon to Lightcast and shares the story behind this exciting career move. The episode begins with a thought-provoking discussion about data discrepancies across LinkedIn platforms, exploring the challenges of balancing directional accuracy with precise data in talent intelligence. The conversation delves into how perception, gut feeling, and objective data all play crucial roles in strategic decision-making, with Toby sharing revealing examples from his career where leadership perceptions didn't match market realities.McKinsey's recent paper on strategic workforce planning in the age of AI sparks an examination of how organisations achieving excellence in talent management generate substantially more revenue per employee. The team discusses the critical relationship between operational planning and long-term strategy, particularly as AI continues to reshape workforce dynamics at an unprecedented pace. The heart of the episode features Toby recounting his fascinating career journey from financial recruitment to pioneering talent intelligence. He shares candid insights about his early days using "the big red book" of chartered accountants, his time in Australia staffing entire call centres, and his pivotal moments at Thales where he first discovered how data could influence strategic business decisions rather than just support tactical recruitment.Toby offers a compelling vision for the future of talent acquisition, predicting a significant shift toward hiring manager self-service for routine roles while reserving specialised recruitment expertise for business-critical positions. He explains his decision to move to Lightcast as driven by the opportunity to influence the talent intelligence field more broadly and help more organisations build effective TI functions. The episode concludes with reassurance for listeners that while Toby's career is changing, the podcast remains committed to its independent voice and community-focused mission—with exciting possibilities ahead for expanding its reach and impact.Until next time, stay intelligent! This podcast is proudly sponsored by Lightcast

In this episode of Work in Progress, Joshua Wright, EVP of Growth for Lightcast, discusses The Rising Storm, the labor research group's forecast of a massive labor shortage over the next eight years and how we can fix the problem before it hurts the economy. According the Lightcast report, the workforce will face a labor shortage of six million workers between now and 2032, the largest shortage in our country's history. Wright says the it is being driven by the retirement of the baby boomer generation, declining birth rates, and reduced participation in the prime-age workforce. But, he adds, while there is no silver bullet, there are ways we can solve the problem by acting now. It comes down, Wright says, to taking a closer look at the way we educate and train people for the workforce. "I think fundamentally this is an opportunity. It is a challenge, but it's also an opportunity to restructure and rethink the systems that were developed. We're already seeing states do this, creating new workforce and education offices, or putting those two together and thinking of, 'How do we transform our education and workforce systems?'" He goes into details on those solutions for developing more workforce programs to upskill and retain existing workers. Wright says employers play a key role in this strategy, as do the education institutions and local and state governments. In the podcast, Wright also explains how technology can help speed up these solutions and he addresses the role immigration has always played, and should continue to play, in our labor force. In this episode of the Work in Progress podcast, Taj Eldridge, managing director of Climate Innovation at JFFLabs, joins me to talk about how the rapidly growing demand for workers in jobs that are addressing climate change. The climate is changing and we need millions of green workers to help prepare for, recover from, and adapt to these changes. And we're not just talking about solar panel installers and wind turbine technicians. In fact, these jobs make up a very small fraction of the green jobs and potential green jobs out there. "We believe that all jobs can be and will be green jobs," says Eldridge. "The reason for that is because we think that sustainability is no longer going to be this offset by itself idea. It is encompassing everything that we're doing, from what we're putting inside of our bodies, how our food has grown to what we're putting on our bodies, the clothing that we're wearing and the materials that we're having as well." He adds that legacy companies in legacy industries are also thinking of new ways to become more sustainable to attract a new market. "We see that the population is pushing it, the population is wanting this. And I think that's the difference from what we've seen before." In the Green Jobs Now report prepared by Lightcast for WorkingNation earlier this year, we estimate that there is the potential for 51 million green jobs – jobs helping repair the damage of climate change or preventing future damage – nationwide. Some will be new jobs and some will be jobs that are redesigned with sustainability in mind. The Infrastructure Investment and Jobs Act, which will repair our roads and refurbish our bridges, is creating opportunities in industries such as construction, manufacturing, and architecture. "I love the fact that our federal government decided to have these laws in place from the Infrastructure Act to the CHIPS and Science Act, and so many others, to really move us forward," says Eldridge. "I also think that this idea of climate resiliency, the focus on climate and workforce is a global idea, (but) we're in the adolescent phase. There's a lot of growth. There's a lot of changes and there's a lot of organic changes." Helping workers and job seekers find the career opportunities connected to that movement into the green space is the mission of the Climate-Resilient Employers for a Sustainable Tomorrow (CREST) initiative, funded by Ares Charitable Foundation. CREST aims to close the gap between the demand for skilled green workers and the training needed to fill those positions. JFFLabs is one of the partners – along with World Resources Institute (WRI) – in the initiative. It's a nationwide effort, touching communities big and small. Eldridge explains, "We are working with local regional opportunities, organizations, municipalities, universities, schools, and community colleges, in order to train and place individuals into these jobs. We have a quantitative goal. The goal is 25,000 jobs within five years, but that's the minimum goal." "The hope is that the work that we're doing is catalytic, that other organizations would come on and see the issues that we're attacking and add to it, because we're going to need more organizations focus on this, more partners and everyone else," he adds. Eldridge and I go into detail about the types of climate-resilient jobs that are being created through this green jobs movement. We also talk more about the CREST initiative, including its support for entrepreneurs who have starting companies with protecting and repairing the environment in mind, and its support of micro, small, and medium enterprises in India that are key to the global supply chain. Corner! Sharp! Behind! For anyone who's ever worked in a restaurant, you know these words mean a lot. It's your language. For marketers, this is more like KPIs, ABM, ICP, Demand Gen. Using the lingo, the jargon, the correct terminology, is a powerful tool when you're trying to reach and resonate with your target audience. You want to speak their language. This means doing some market research to learn industry terms and how they're used. This will also tell you a lot about what your audience cares about. And when you get it right, you'll know. Your engagement will rise and so will your ROI.This is what we're talking about on today's episode with JP Lespinasse, VP of Brand Marketing at Lightcast. JP and the Remarkable team are watching FX's The Bear. Together, we're talking about speaking the language of your audience, serving your audience what they crave, using familiar story recipes, and much, much more. So make yourself a sandwich and tuck in for this episode of Remarkable.About our guest, JP LespinasseJP Lespinasse is VP of Brand Marketing at Lightcast. He has over 25 years of marketing, communications and partnerships experience. Previously, he served as Head of Content Marketing at PayPal and Executive: Director of Content Strategy and Management at IBM. He has also worked at companies like Gap/Old Navy, NOKIA, and the NBA.About LightcastLightcast, which is the merger of Emsi and BurningGlass, is the largest integrated data provider of jobs, skills, roles, and occupational data in the world. They are a global pioneer in the collection and big-data analysis of information on the labor market. And so while struggling to keep the rowdy staff and messy kitchen running, he's also trying to process and grieve his brother's suicide. A lot of people who have worked in food service have said it's a realistic depiction of what it's actually like running a professional kitchen. At any moment it feels like it's going to all fall apart, and it deals with the health inspections, payroll, dirty floors, plumbing and all of the tiny details that make it seem real. It stars Jeremy Allen White as “Carmy” Berzatto, Ebon Moss-Bachrach as the restaurant manager, Ayo Edibiri as the new sous chef, and more. The show was created by Christopher Storer for FX and has two seasons out on Hulu. The first season received 13 Emmy nominations including outstanding comedy series. What B2B Companies Can Learn From The Bear: Serve your audience what they crave. Do research to understand their wants and needs. Then aim for continuous improvement. In The Bear, JP says that the main character, Carmi, knows that he can't keep making Michelin star-level food when he takes over his brother's sandwich shop. The customers just want the sandwich they know and love from The Beef. JP says, “For us as marketers and for Carmi and the staff at The Beef, it's so important that in those first few episodes, it wasn't about changing anything. It was just about really focusing and listening and understanding the audience. What do they want? What do they come back for? How do I continue to serve them that?” This is especially true for marketers joining a new company where you see room for improvement. Don't try to change everything at once. But make small changes along the way that will raise the quality of your output without alienating customers.Use familiar story recipes. We know the rags to riches, or in this case, riches to rags storytelling recipe. Because it works. Using these known recipes reels in your audience more easily because it feels familiar. It's something they can immediately relate to. Yet it doesn't mean the rest of the story is formulaic or that the ending is obvious. It's just a place to start and hook your audience. Plus twists and turns in the storyline later will be even more of a surprise. When it comes to The Bear, Ian says, “Everybody and their brother has been to Chicago. And everyone has been to a sandwich shop in Chicago. So this idea that is so familiar, which is like, ‘Person moves back home to Chicago and takes over a sandwich shop, even though they're Michelin star.' We just all immediately are like, ‘Okay, I've been to a sandwich shop in Chicago and I totally know how that feels.'” Make it feel real by showing the good, the bad and the meh. You will speak most effectively to marketers by acknowledging the less glamorous and even mundane parts of their job. JP said it best when he said The Bear “took off because all of these folks who had worked at restaurants were like, ‘Yep, that's exactly how it is.' It's just so important to speak authentically to your audience.” And Ian adds, “If you don't really care, if you want to do the Grey's Anatomy version of it, right? Like, that's fine too, and it probably will be really commercially successful. But you won't get the diehards. And in today's day and age where the diehards are so vocal, it's a much more valuable currency to get the little details right.” So The Bear doesn't shy away from the feeling of losing sense of time when you're in the weeds, swamped with orders, or the payroll, plumbing, and no-shows. That's why it resonates.Quotes*”Marketers sometimes do ourselves a disservice. You've written 17 drafts of this webpage before it goes up. And so by the time it goes up, you're sick of it. And you're ready to change it immediately. The audience has never seen it before, right? The average person who comes to a webpage, they stay for a minute and a half, right? Like, so they're not going deep into all the individual words, the pictures and how you've architected it. So just let it sit. Let it breathe.” - JP Lespinasse*”Back when I worked at IBM, we canceled and reworked a whole campaign because we'd done all this due diligence and were going to put some messaging out to the developer audience. And then at the last minute, we're like, ‘You know what? We should show this to some developers before we put it out into the world.' And so we invited them over for pizza and a chat, and they're like, ‘Yeah, that's not how we talk. That's how the movies show how we talk, but that's not really authentically how we talk.' And so we used all their feedback to rework the campaign.” - JP LespinasseTime Stamps[0:54] Meet JP Lespinasse, VP of Brand Marketing at Lightcast[1:23] What's remarkable about The Bear?[4:26] What does JP do at Lightcast?[7:54] What's The Bear about?[20:11] How was The Bear created? We also discussed how politics was impacting the workplace and how it was likely to get worse with a Presidential election pending. We also touched on the following: Should business owners be telling their workers how to vote? When did American flags in the office become offensive? And what is the proper way to discriminate in your hiring practices? Without a doubt, some listeners will be offended by the commentary in this episode. Are you one of them? There is a big difference between a skills shortage and a labor shortage. Employers used to worry about lack of applicable skills. Today employers just need people with some of the skills demanded. Elizabeth Crofoot is an economist with Lightcast. Based in DC, Elizabeth knows how to mine the data our Federal Government provides and "read the tea leaves." She and I talk about the tops skills employers are searching for today, how these skills are becoming "disruptive skills" and how workplace leadership is needing to change to accomodate these new skill demands.
