Ever walk into the dealership in the morning and feel that slow-motion energy? People shuffling in, sipping coffee, staring at their screens, waiting for something to kick them into gear. Then—something shifts. Maybe it's a manager calling out yesterday's wins. Maybe it's an MVP shoutout for someone who went above and beyond. Maybe it's a fun, competitive challenge that gets people fired up. Energy is contagious. The way you start the day sets the tone for how it will go. I always tell leaders—recognition is one of your most powerful tools. People thrive on knowing their work matters. If you're not celebrating wins, highlighting great performance, and making work fun, you're missing an opportunity to build a culture where people actually want to succeed. Something as simple as picking an MVP of the Day, handing out a small trophy, or posting a shoutout on social can shift the entire dynamic of your team. People see what's being rewarded, they learn new strategies, and they push themselves to raise the bar. At the end of the day, dealership life is fast, competitive, and high-pressure—but it should also be exciting, rewarding, and fun. When people feel valued, they give more. When you recognize effort, you inspire more of it. So here's the question—how are you celebrating your team today? Here's a rundown:Weather, Kids, and Summer VibesLee kicks off by sharing Melbourne's famously unpredictable weather, experiencing “four seasons in a week,” while Shane looks forward to a long weekend.Lee reminisces about flying with her young kids, and Peter joins in, sharing that his own kids are now 14 and 12. They talk about the tricky teenage years, with Lee joking that age 15 is when boys become a real handful.Peter notes the coming weekend temperatures, expecting it to hit 30°C, while Lee talks about sending reminders to her customers to open their pools early, even offering a discount as an incentive—something Peter firmly avoids.Tackling Staff Turnover and Employee RetentionLee notes that many businesses are currently experiencing unexplained staff turnover, theorizing that the industry's demanding workload might be taking its toll. She mentions the recent episode with Spiros, noting they haven't fully addressed the topic of turnover yet.Peter talks about the challenges of retaining employees and mentions that fiberglass pool builders sometimes poach skilled workers. He also discusses implementing bonus incentives to encourage loyalty, with Lee noting that a bonus structure tied to performance is still legal but recommends checking with an attorney first. Lee also reminds SPASA members of the free HR support available.Coping with Staffing ChallengesThe hosts share personal stories of past staffing challenges: Peter recalls employees quitting unexpectedly, leaving him juggling multiple roles in peak summer season. He even considered leaving the industry but realized he genuinely enjoys pool work. Luckily, he eventually found a quick-learning new hire, and now he's fully staffed. They discuss the mental strain this kind of work can have, with Lee humorously asking, “How can you cope?” and mentioning the potential for PTSD. Peter mentions that he would never poach from other companies, as he believes employees who switch are less likely to show loyalty.Employee Appreciation and Retention StrategiesLee points out that most employees leave for reasons other than money, suggesting business owners focus on boosting morale and showing appreciation. She emphasizes that even small gestures like donuts or a team lunch go a long way in making employees feel valued.Peter occasionally takes his team to the pub, and Lee suggests that fostering a sense of ownership and respect helps in retention. They reflect on how a simple “thank you” and acknowledgment of each team member's importance can build a loyal crew.Shane's Journey as a Single-OperatorLee highlights that Shane, as a single-pool operator, has a different perspective, BufferZoneBufferZone has been created by a frustrated pool maintenance companyDisclaimer: This post contains affiliate links. The Power of Appreciation In this episode, I share my personal stories to illustrate the importance of appreciation and recognition in the workplace and how easy it is to get it wrong even with the best of intentions. I also talk about why some of the common practices of employee appreciation are ineffective and how we can do better. Key Takeaways Appreciation goes deeper than just saying thank you or giving a gift. It's about making people feel seen, valued, and respected for who they are and what they do. Scale is the enemy of intention. Just because you can do things at scale, it doesn't mean you should. Mass emails, group recognition, and generic rewards are not meaningful or motivating for employees. Personalize and individualize your appreciation. Find out what matters to each person and tailor your recognition accordingly. Use their name, be specific, and be sincere. Appreciation is not a one-time event. It's a continuous practice that earns trust, loyalty, and engagement. Make it a habit to appreciate your employees regularly and authentically. Employee Appreciation celebrations should come AFTER your company is paying all of its taxes, providing good benefits, paying fair/equitable/thriving wages, and generally running an ethical business inside and out.  These tips are NOT for companies like Sephora who earned $10 Billion Dollars and "rewarded" their employees with custom-printed sugar cookies bragging about their banner year, or Amazon, a company that penalizes employees for taking bathroom breaks and pays less in corporate taxes (percentage-wise) than I do every year.   Drink some water, enjoy the company pizza party, and ask for a raise!  You deserve it.  xo Jess

One hundred years of research tells us that a bump in salary does not impact employee engagement. In fact, MIT recently published findings showing that how appreciated employees feel has three times more influence on their decision to stay or leave a job than compensation. Not only does this reduce the cost of turnover, but companies that pay attention to their human capital outperform others. Dr. Paul White joins Kevin to discuss the 5 Languages of Appreciation in the workplace. These include Words of Affirmation, Quality Time, Acts of Service, Tangible Gifts, and Physical Touch. The implementation of appreciation isn't a top-down process. It starts with education, creating a shared language among team members, and then grows naturally. It's about connecting people and recognizing them for who they are, not just their work. Welcome to this episode, where we dive into the challenges of leadership in small businesses. During my recent travels and interactions with small business owners and entrepreneurs, a recurring theme emerged in our conversations. Many business owners approached me, seeking advice on the difficulties they face in leading their organizations. It struck me how prevalent this question was: Why is it so hard to lead in our small businesses? Let's explore why this challenge exists and recognize that while you excel in your area of expertise, there is little formal training available on leading in the context of a small business. So, join me as we delve into this important topic and uncover valuable insights along the way.   Figuring out people and learning how different people handle relationships and anxiety were the things that prompted my interest in psychology, which led me to get a Ph.D. in counseling psychology. I wanted to help people with their challenges—and I still do. It is perfectly normal to struggle with learning to lead, but it is SO important on many levels. Your leadership and your ability to build a team and delegate impact your profitable revenue and growth. In Episode 238, I did a deep dive into getting out of your own way to be profitable in your business; go back and listen to learn more. That episode ties into today's topic because learning to lead in your small business is the key to your profitability and freeing up your time so you can take your life back. Profit by Design is a Tap the Potential Production Production.   Show Highlights: How I handled growing pains in my business in the early years when I faced a capacity issue and needed to hire someone to help How to address the gaps and blind spots when you are pulled in multiple directions (This happens as you go from the “selling and doing” phase to the “hiring and leading” phase.) How having systems in place can keep us from going down the slippery slope of self-doubt Why your focus has to shift from doing ALL the client-facing delivery and selling to growing leaders from your team members How having the wrong “warm bodies” in your business will multiply your leadership problems and deplete your confidence Are you on the slippery slope of doubting your leadership? Look at the quality of the people you are trying to lead. How A-players will give honest feedback about your leadership–without the sting Other factors that make leadership hard in a small business: Limited resources (You have to be innovative!)
