You recruit with one hand on the brake, and both your growth and your retention suffer for it. In this episode I want to flip that tension on its head, because recruiting and retention aren't competing priorities. They're the same skill pointed in two directions, and I'm going to hand you a five-move framework I call the Inward Playbook so you can win at both at once. Episode Breakdown [00:00:53] The Tension Every Recruiting Leader Feels Growth requires recruiting, but the second you go hard after new talent, that fear shows up that you're telling your current team they're not enough. So you recruit with one hand on the brake, and that's exactly why both your growth and your retention suffer. [00:01:25] The Twenty-Six-Year Marriage Principle I've been married to Leah for twenty-six years, and it's not because I was a good dater. It's because I never stopped courting her. The pursuit didn't end at the wedding. The pursuit became the marriage. And the same thing is true for the team you lead. [00:01:53] The Bait and Switch Most of us recruit like a great date and then lead like a flat partner. We pursue a producer hard, we cast vision, we make that person feel like the most important talent in the market, and then the moment they sign, we disappear into operational mode. About three to four months in, that producer realizes the person who recruited them isn't the person they work for. They won't always say it out loud, but they feel it, and they start answering the phone when your competitor calls. [00:02:43] The Framework: The Inward Playbook Whatever makes you compelling to a recruit on the outside, take that same energy and point it inward at the people you already have. Because if we're awesome externally and average internally, we can expect to lose our people. [00:03:15] Move 1: Cast the Vision Out Loud When your team constantly hears where you're going over the next one, three, and five years, recruiting stops feeling threatening and it starts feeling necessary. They get that adding people is how the vision actually gets built. But when your team never hears the vision, recruiting feels random, like you're chasing instead of building. [00:03:52] Move 2: Court the Team You Already Have Retention isn't about perks, it's about connection. Are you having consistent one-on-ones? Do your producers feel like you understand their goals? Do they know exactly how they fit into the next phase? Take the same pursuit you'd give a brand new recruit and turn it around and give it to the producer who's been with you for three years. When people feel seen, they don't feel replaced by growth. They feel like they're part of it. [00:04:20] Move 3: Make Recruiting a Team Sport When you get seven people involved with a candidate, that candidate is 71% likely to join the organization. So bring your team into the process. Tell them the kind of person you're looking for, ask for referrals, let your best people meet the recruit. And here's what's interesting, your best people tend to attract more people just like them. That's how culture scales. [00:05:01] Move 4: Recruit Up, Never Down When you recruit the right way, it raises the level of the team, it doesn't threaten it. Back in 2015 I sat down and looked at the prior year, and anybody I'd added that year grew their business by 32% on average. Growth isn't a threat to your current team. Growth is the rising tide. So the question is never am I recruiting too much, it's am I recruiting the right people. [00:05:40] Move 5: Name It and Put It on the Calendar First, name it out loud. Tell your team the truth, that you're going to keep growing and bring in strong people, and at the same time you're committed to helping every one of them grow inside of this. That kind of transparency removes the tension, because now nothing feels hidden. Second, protect it on the calendar. You can't spend all your time recruiting and expect retention to take care of itself, and you can't spend all your time managing and expect growth to show up on its own. You need rhythms, and when those rhythms are consistent, nothing gets neglected. [00:06:27] Why It Works People don't leave because you recruited. They leave because the version of you that recruited them disappeared. We're all wired to notice when attention we used to have goes away, and that drop gets felt way more sharply than the absence of attention we never had in the first place. So when you stop courting your team, it doesn't register as neutral, it registers as loss. And that's also why involving the team lands at 71%. Belonging isn't one relationship with the leader at the top, it's a web of relationships across the whole organization, and the more threads there are, the harder it is to walk away. [00:08:02] Your Small Win Tonight Take out a piece of paper and write down three things you do during recruiting that you don't do for your current team. Maybe it's the energy you bring to the call, maybe it's how clearly you cast the vision, maybe it's just how often you reach out. Pick one and do it for a current producer before you go to bed tonight. One text, one call, one conversation. [00:08:43] Three Bigger Moves This Week Write a team-level vision that names what each of your producers personally gets out of the next three years, and share the rough draft even if it isn't perfect yet. Put three questions at the top of your next team meeting and answer them out loud before anything else, where have we been, where are we now, and where are we going. Then build yourself a one-page retention playbook, the same way you'd build a recruiting playbook, just aimed inward. Key Takeaways Recruiting and retention aren't competing priorities. Rodriguez is annoyed at an international tournament that hasn't even started yet, and Producer Joe is behind the wall waiting for the exact moment things get serious so he can derail it with a sound drop.We start with Darryl Strawberry stepping into the time machine and basically saying Pete Alonso might regret leaving the Mets — just like Straw says he still regrets leaving for the Dodgers. That's not just nostalgia from a caller on WFAN. That's lived experience from a franchise icon. It opens up the emotional side of Mets history, loyalty, legacy, and whether players really understand what Queens means until it's too late. Farace will lean into the history. Rodriguez will pretend it's just business. Joe will absolutely stir the pot.On the field, there's actual good news. Francisco Lindor is progressing well and looking good for Opening Day after the hamate bone surgery. That's not a small thing. That's the engine of the lineup trending in the right direction. A healthy Lindor changes the tone of the entire spring, and you know Farace is going to remind everyone exactly how important that is — repeatedly.Then we hit MLB Network's Top 10 Right Now at first and second base. Where do Mets land? Are we in elite territory? Are we being disrespected? Or are we right where we should be? Every March somebody looks like an MVP for two weeks. Is this real momentum or just grapefruit league noise? Meanwhile, Jonah Tong is working on a cutter. A cutter. Which either means growth and development or “let's see how many bats we can snap before April.”Quietly, the Mets' infield depth looks real. Backup infielders who can actually give starters a day off without turning the lineup into a minor league showcase? That matters. Depth wins in August. Depth keeps you alive in September.And then the rotation conversation. Do you split things up? Do you go to six starters to keep arms fresh for the end of the year? Or do you trust your top five and let them roll? Farace loves being proactive. Rodriguez thinks rhythm matters more than rest. Producer Joe will pretend he invented the six-man rotation somewhere between segments.It's 28 days until Opening Day. Lindor is trending up. The roster is packing passports. The depth looks solid. The arms look interesting. Producer Joe is, of course, behind the wall, armed with sound drops, bad timing, and just enough chaos to derail any serious baseball conversation at the worst possible moment.This week's show starts where every Mets week apparently starts now: with Steve Cohen. The owner made it very clear that there will be no captain as long as he owns the team, which somehow turned into a bigger storyline than half the roster reporting to camp. Is that confidence? Stubbornness? A billionaire's version of “because I said so”? We'll get into whether Cohen sounds frustrated, what it says about last year's clubhouse, and why he seemed genuinely perplexed that Edwin Díaz chose the Dodgers. Embracing the Awkward - Navigating FFT's with Courage

When was the last time you did something for the first time? You probably felt awkward and uncomfortable and perhaps anxiety started creeping in about what people might think. What if you fail?  It's raw, it's real, and it's something we all face. Brené Brown calls these moments FFTs, which stands for "Fucking First Times" and I couldn't think of a better way to put it. Today I'm sharing my recent FFT and how to face these moments with courage instead of shying away from doing something new.  After a long time of procrastination and excuses, I finally took the plunge and attended my first spin class at a new centre. Being at a fitness level that I'm not happy with, it felt like I was starting from the beginning and my mind was flooded with excuses not to go. I was nervous about not knowing anyone, about whether I could set up my bike properly and felt like everyone would be watching me with judging eyes. But, I put my big girl pants on and kept reminding myself of all the things I coach my clients on: embrace discomfort, step outside of your comfort zone, and understand that growth happens there. For me, it was a spin class, and maybe for you, it's going to the gym, a networking event, starting a new project or having a conversation.  Whatever FFT you're facing, Brené says the best thing to do is to name the discomfort. Naming what's causing you anxiety makes it real and approachable. Here are three steps she recommends, which I found incredibly helpful: Normalise It: Understand that everyone experiences discomfort every time they do something new. It's perfectly okay to feel awkward, nervous and anxious because brave people feel uncomfortable. Put It into Perspective: Realise that the feeling is not permanent and doesn't mean you're bad at everything. You're in the middle of an FFT around this ONE thing. Reality Check Your Expectations: Understand that you won't crush it right away. Acknowledge that it will suck for a while, but it will get better with time. I also added a fourth step: Just Do It. Whether it's booking a class, walking through a door, putting your hand up, or searching Google for tips on how to start your own podcast, taking that first step is crucial. So did I crush my spin class like I was hoping to? No. My legs felt like lead and I was the last on the leaderboard. I had to remind myself: this was an FFT. BUT, I did end up knowing someone in the class, which made me feel more comfortable and the instructor was incredibly welcoming and helped me settle in. After the class, I felt proud of myself for just showing up. That FFT was done and next time, it will be easier.  I believe we should all face FFTs more often because growth happens outside our comfort zones. Whether it's writing a book, applying for a new job or attending a networking event, these first times pave the way for growth and confidence. So, if you've been putting off something that feels awkward or completely outside your comfort zone, I hope my recent experience gives you the courage to take that first step. You have a choice to do it or not, to chicken out or do the hard thing, to avoid it or to be proud of yourself. Judge Lynn received her bachelor's degree in English and American Literature from Harvard University and her Doctorate in Law from The University of Pennsylvania Law School. At 33, she was elected judge of The Cleveland Heights Municipal Court and served there for more than eight years.  Judge Lynn is still actively engaged in both local and national initiatives to prevent domestic violence through her work as a board member of Bloom365. She also supports The Whole Brother Mission, an organization designed to address the emotional and familial wellbeing of Black men. Judge Lynn began her television career in 2001 when she became the host of the nationally syndicated television show, Power of Attorney. During that time, she also served as a retired judge sitting by assignment in multiple jurisdictions throughout the state of Ohio.  In 2006, Judge Lynn became the host of Divorce Court. In 2007, she expanded her television presence by becoming the host of the prime-time television show, Decision House. In 2008 and 2009, Judge Lynn was a bi-monthly contributor on News and Notes, a weekly news show on National Public Radio (NPR). In 2009, she became the host and a co-executive producer of Wedlock or Deadlock, a syndicated series based on a segment of Divorce Court. Judge Lynn became a regular co-host alongside Dr. Ish Major on We tv's highly rated Marriage Bootcamp series in 2020. She continued her work with We tv in the series Commit or Quit with Judge Lynn Toler in 2022. Most recently Judge Lynn became the creator, writer, and executive producer for ALLBLK, a streaming service for Black television and film from AMC Networks, series Judge Me Not, loosely based on her life.  Judge Lynn has appeared as a legal and relationship expert on a variety of shows including Larry King Live, Dr. Drew, CNN, The Dr. Phil Show, The Steve Harvey Show, CBS Morning Show, The Wendy Williams Show, The Breakfast Club, and many others.  Judge Lynn is the author of several books. Her first book, My Mother's Rules, A Practical Guide to Becoming an Emotional Genius was published in 2007 and was described by Ebony Magazine as an “awe-inspiring memoir.” In 2009, Judge Lynn published her second book, Put It in Writing, co-authored with Deborah Hutchison. Her third book, Making Marriage Work, New Rules for an Old Institution was published in 2012. Her latest book, Dear Sonali, Letters to the Daughter I Never Had, is dedicated to young women, their progress and personal journey, was published in 2019. Judge Lynn has been the recipient of numerous awards. She is, however, most proud of The 2002 Humanitarian of the Year Award given to her by The Cleveland Domestic Violence Center.
