Becoming More Conscious

I first met Howard Ross in the 1990s, as a featured speaker for a local program now named Leadership Greater Washington. He was the first white man I had ever met who could speak knowledgeably about diversity/inclusion/equity. I was surprised and impressed then and remain so. In our conversation earlier this year, Howard traced his path of peaceful protest through academia, professional services, and healthcare. In the 80's, his life took another turn to include launching Cook Ross, a consulting firm partnering with clients to co-create solutions that help them advance Inclusion,Diversity, Equity and Accessibility within their organizations. Over time, Ross began studying meditation/spiritual work. This opened him up to consider the impact of things like how our brain is designed and operates -- which facilitates his continued learning about navigating through life calmly and wisely. SUMMARY Howard Ross, a lifelong social justice advocate, has authored the Washington Post bestseller, Everyday Bias: Identifying and Navigating Unconscious Judgments in Our Daily Lives. Smashing long-time myths we hold dear, Ross addresses the many faces of unconscious bias. His book offers a plethora of data and anecdotes illustrating the urgency to develop a greater awareness of our own irrational beliefs and leanings. In short, Ross lays out a strong case for watching ourselves more carefully to notice and at least neutralize our biases.   SOME KEY TERMS Unconscious Bias - comes from social stereotypes, attitudes, opinions, and stigma we form about certain groups of people outside of our own conscious awareness; can be fed by snippets of information that we might get from biased media or social media or other sources, which are often taken out of context Theory of Mind - the ability to attribute beliefs, intentions, wants, and knowledge to others, and to understand when others have beliefs that are the same or different from our own Superego - the civilizing facet of the personality structure, controlling the id through rules that we have picked up during our life Selective Attention - a mental process through which we see some things but not others, depending upon our point of focus Diagnosis Bias - the propensity to label people, ideas, or things based on our initial opinions Pattern Recognition – the tendency to sort and identify information based on prior experience or habit (includes stereotyping) Confirmation Bias - a tendency for people to gather information or respond to a circumstance in a way that confirms their already established beliefs or ideas Priming - the implicit tendency to respond to something based on expectations created by a previous experience or association Anchoring Bias (AKA focalism) - the common tendency to rely too heavily or “anchor” on one trait or piece of information when making decisions Mirror Neurons – cause us to feel a deep connection to the experiences of others; sometimes called “the basis of civilization” QUOTES FROM ROSS “Unconscious influences dominate our everyday life. What we react to, are influenced by, see or don’t see, are all determined by reactions that happen deep within our psyche. Reactions which are largely unknown to us.” “We are constantly making decisions that are influenced by unconscious biases. His first documentary film, Stolen Ground, about the experience of Asian Americans, won honorable mention at the San Francisco International Film Festival. His most famous film about racism, The Color of Fear, won the Gold Medal for Best Social Studies Documentary and in 1995, Oprah Winfrey did a one-hour special on Lee Mun Wah’s life and work that was seen by many.  His latest film, If These Halls Could Talk, was just released.  The film’s focus is on college students and their experience with racism and other diversity issues in higher education.  Thousands of people from government and social service agencies, corporations and educational institutions have taken Lee Mun Wah’s workshops and partnered with Stirfry Seminars & Consulting on their diversity initiatives.   Howard Ross is a lifelong social justice advocate and is considered one of the world’s seminal thought leaders on identifying and addressing unconscious bias.  He is the author of ReInventing Diversity: Transforming Organizational Community to Strengthen People, Purpose and Performance, (published by Rowman and Littlefield in conjunction with SHRM in 2011), and the Washington Post best seller, Everyday Bias:  Identifying and Navigating Unconscious Judgments in Our Daily Lives, (published by Rowman and Littlefield in 2014, Second Edition released in 2020).  His latest book, Our Search for Belonging:  How Our Need to Connect is Tearing Us Apart, released by Berrett-Koehler in May of 2018, won the 2019 Nautilus Book Award Gold Medal for Social Change and Social Justice.   Howard has specialized in the synthesis of neuro-cognitive and social science research and direct application re: Diversity, Inclusion, Equity and Accessibility work.  His client work has focused on the areas of corporate culture change, leadership development, and managing diversity, inclusion and belonging.  Ross has successfully implemented large-scale organizational culture change efforts in the area of managing diversity and cultural integration in academic institutions, professional services corporations, Fortune 500 companies, and retail, health care, media, and governmental institutions in 47 of the United States and over 40 countries worldwide.  In addition, Howard has delivered programs at Harvard University Medical School, Stanford University Medical School, Johns Hopkins University, the Wharton School of Business, Duke University and Washington University Medical School and over 20 other colleges and Universities, as well as for the Association of American Medical Colleges (AAMC).  Howard served as the 2007-2008 Johnnetta B. When the “New North America” was established, it was clear that black people were not human or equal to white people, even after the civil rights movement. Consequently the architects of society had a non-inclusive cultural standard to adhere to when developing our society. This is where bias comes in. When power and bais marry, they produce systemic racism. All of the systems of our society were built by white men. Our criminal justice system, employment system, housing system, health care system, political system, education system, etc... Even well intentioned folks have built systems that exclude the interest of all that weren't granted a seat at the table. The side effect being all of the infamous ISMs and phobias. Institutional racism, also known as systemic racism, is a form of racism that is embedded as normal practice within society or an organization. It can lead to such issues as discrimination in criminal justice, employment, housing, health care, political power, and education, among other issues. We are currently experiencing another moment, where the issues of race and injustices are visible enough for everyone to pay attention. The key being everyone. People of color experience it every day. While not all are a visible and clear as the murder of George Floyd, they show up in a way that steals peace and joy from not only those who experience racial acts directly but all of us. Our guest today is a wonderful and accomplished human being and he is also a gentleman. No one wants to admit it.  In fact we get defensive when accused of it.  In most cases we go into denial and rationalize it.  What am I talking about: Bias.  The fact of the matter is bias comes with being human.  Every single person in the world has bias.  You in fact are biased!  Did you notice how you felt as you read that?  You are biased.  It may have made you mad.  It may have had a "knee jerk" reaction of "no I am not!".  You may have wanted to stop reading.  That's how powerful bias can be.    Hold on, before you stop reading on, let me explain that bias is a built in mechanism in our brains that actually has some value.  In side our brain more toward the middle of it actually are these physical structures called the amygdala and the hippocampus.  They are built in to help us deal with potential danger and memory among other things.  As we develop a life time of memories these structures turn on as we encounter different people and situations to help us quickly deal with the issues at hand.  The problem is that we will find that we are more often wrong that right when it comes to our judgement and what we thought was dangerous, was in fact a false perception. Advocacy takes on different roles in order to empower the voice and impact the lives of people. In today's episode, I had the opportunity to speak with Howard Ross about the past, present, and future of advocacy. Education will always be what inspires change and action will be the driving force. We see it throughout history. "My whole life I've come to realize that if you're going to spend your life shaking the trees, occasionally a coconut is going to hit you on the head."Fighting for the rights of others means fighting for a better society. Howard went to his first Civil Rights at the age of 15 and with over 55 years of advocating for others, you can see that it made a huge impact in his life. He shared with us significant impacts that his family has made when it came to advocacy. Being Jewish during the Holocaust, 43 members of Howard's family were murdered. His own grandfather was living in a village where 100 Jews were killed by Nazis. The emotional impact of what we see, hear, and live through can be the spark to initiate change. It can become a heavy shadow on the families, communities, and generations that are connected to it in some way. We see a huge shift as younger generations are taking the reigns and demanding results in a similar way that we saw Baby Boomers do when they were younger. On one hand, it can make you proud that they have the motivation to do so but on the other, it can be saddening that we are still fighting the same fight.Howard dropped nuggets about we can do better when it comes to understanding and or being part of the current wave of advocates. I stumbled into advocacy because of my personal experiences with homelessness, abuse, molestation, and divorce. Prejudice against a certain group of people usually comes from a disconnect between their story and your own. Howard's nuggets: ~ Remember those that came before you and the life the lived ~ Use the emotional impact as fuel but be strategic ~ Understand that change does not always happen immediately~ Do the research on what you hear~ Protests matter and have their place in initiating change ~ Anger and rage are valid emotions when you feel unheard or mistreated~ NEVER label the majority by the actions of the few This episode will be my most memorable because the current climate of the world is a tough one to navigate. I appreciate the advocates that stand up in the face of fear, miseducation, prejudice, and miscommunication to fight for something bigger than them. I think back to when I first watched movies like Freedom Writers and Lean on Me. It was significant for me because it was a seed of understanding that we each can do something that matters. We each have the power to make an impact. To the advocates who consistently fight for change...we see you! Thank you! Cole Professor of Diversity Professor of Diversity at Bennett College for Women, the first time a white man had ever served in such a position at an HBCU.   Howard’s writings have been published by the Harvard Business Review, the Washington Post, the New York Times, Fast Company Magazine, Diversity Women Magazine, Forbes Magazine, Fortune Magazine and dozens of other publications.  He appears monthly on National Public Radio. And that calls for leaders who can address the emotional toll that the isolation is taking on their employees' physical, mental and financial well-being, says Howard Ross, a lifelong social justice advocate and a principle in Bethesda, Maryland-based Udarta Consulting. Mr. Ross is considered one of the world's thought leaders on identifying and addressing unconscious bias. “People see diversity as this sort of ancillary thing that we do when we have the time for it, but if you look that impact of COVID on especially the African-American community and Native American community, we that this COVID experience is bringing to light some of the issues of systemic racism in our culture,” Mr. Ross says. “If anything, more than ever we need to incorporate these conversations into the things we are doing as we try to create a sense of belonging at a time of separation,” he says. Congratulations! You, like so many before, have finally admitted that your organization’s culture isn’t fantastic and most of your workforce isn’t engaged. Maybe those survey results finally came in or maybe you were hired because there is a culture problem. Either way, you find yourself leading the charge to make the organization a better place to work. As you strive to solve this employee engagement conundrum, you find yourself naturally framing the problem as an “employee engagement” problem. You keep thinking, “how are we going to solve employee engagement” or “what are we going to do to have better employee engagement?” Well, trying to solve employee engagement by solving employee engagement simply won’t work. A rookie mistake to running a 5k is to think that running a 5k over and over again will make translate to faster times. While this approach has sound logic (practice makes perfect!), it doesn’t work. To run a faster 5k, runners should step back and create a workout plan that involves sprints and longer runs (sometimes up to 10 miles at a time!). When runners result to the mentally easier plan of running the same thing over and over again, they do themselves a huge a disservice. Not only are the missing the actual benefits that come from workout variety, but they also don’t allow themselves to become more emotionally invested in the process. The same is the case with employee engagement. If we are laser focused on fixing employee engagement – nothing will happen. It’s too easy to say, “We need more activities to engage employees!” It’s like saying “I just need to keep running a 5k and I’ll get faster.” Instead, we have to realize that the journey to increase employee engagement is going to require some 10-mile runs. Employee engagement is a metric for the overall employee experience. To increase engagement, organizations have to step back and think about the overall employee experience and what factors are contributing to a positive or negative experience. If certain things are described to you as being real they're real for you whether they're real or not.” — James Baldwin We are living in a time of mounting political segregation that threatens to tear us apart as a unified society. The result is that we are becoming increasingly tribal, and the narratives of life that we get exposed to on a daily basis have become echo chambers in which we hear our beliefs reinforced and others' beliefs demonised. At the core of tribalism exists a paradox: as humans, we are hardwired with the need to belong, which ends up making us deeply connected with some yet deeply divided from others. When these tribes are formed out of fear of the "other," on topics such as race, immigration status, religion, or partisan politics, we resort to an "us versus them" attitude. Especially in the digital age, when we are all interconnected in one way or another, these tensions seep into our daily lives and we become secluded with our self-identified tribes. Today's guest explores how our human need to belong is the driving force behind the increasing division of our world. Drawing upon decades of leadership experience, he probes the depth of tribalism, examines the role of social media in exacerbating it, and offers tactics for how to combat it. Today’s Future of Work Talk show is focused on workplace culture, and specifically polarization and divisiveness that exists within organizations. At a time when our political landscape is incredibly polarized, in spite of the diversity of our nation, or workplaces are likewise polarized. Think about it: human beings are naturally drawn to “people just like them.” So even if our respective workplaces are comprised of diverse people, our tendency is to stay within the relative “safety” of our individual groups. Not diverse and inclusive at all. My guest today is Howard Ross. Howard is an author, social justice advocate and an expert on identifying and addressing Unconscious Bias. His latest book, Our Search for Belonging: How the Need for Connection Is Tearing Our Culture Apart, explores how to bridge our increasing polarized society. Howard and I discussed a variety of things, including how the Whole Foods and Cracker Barrel Old Country Store factions fully exemplify our polarization—and other things that are happening in the workplace that we’re not paying close enough attention to. We touched on: How we have turned our natural need for belonging into an unhealthy, destructive extreme. How our society is promoting segregation into “us” and “them” and the dangers that presents—for all of us What the consequences might be if society continues to fuel divisiveness What we can do, personally, to bridge these divides? What can businesses and organizations do to create inclusion and a true diverse culture within the organization, instead of just talking the talk. The ‘so what’ of my conversation with Howard was fascinating to me, and I think it might be to you as well. Here’s what organizations need to consider as it relates to culture, training, and the relationships their employees have with one another. While many organizations provide skills training, it’s just as important that they provide training in interpersonal areas, such as communication, inclusion, and addressing unconscious bias. This can be done, and it doesn’t have to be an insurmountable challenge. From Target’s “Courageous Conversations” workshops that engage employees of all backgrounds to talk about difficult issues, to Kaiser Permanente’s team culture, smart companies are exploring ways to build organizational structures that promote inclusivity. They are finding that working to remove bias in recruitment, hiring, onboarding and performance reviews pays off. They are challenging norms by asking courageous questions, embedding a positive organizational narrative around belonging and the value of diversity, and creating safe places to have dialogue around topics that are often difficult. Howard is a white Jewish man and a baby boomer and Tracy is an African-American woman and a baby boomer. Most people want to feel like they belong to something greater than themselves and being part of an environment where they can feel supported and connected. Tracy started cross-race dinners where people talk about race, make new connections and new friends. Tracy has facilitated dialogues about race and race relations in corporations where people were afraid to talk about race with each other. She saw people drop their fear of each other and collaborate more. Howard discusses the need for people who are in dominant groups to learn, understand and support people from non-dominant groups. There are ways to have the conversation and make a difference without shame, blame and attacking people. That doesn’t make any positive changes. Why people are afraid to talk about race People of color are worried about repercussions in the work environment and in other environments if they speak up. White people are afraid of saying the “wrong thing.” Tracy asks, “do you want to be a diversity cop or diversity coach?” While there are times someone might have to be a “diversity cop,” but we you really want change and transformation you need be a “Diversity coach.” Howard Ross,”In organizations my job in diversity and inclusion is to be a facilitator, and not an advocate.” In his life outside of work, he is an advocate but if he’s an advocate in the corporate environment, he won’t be able to help facilitate change.” At what point should someone be fired and at what point should they be educated? Howard supports free speech. He asks, ”What is the intent? Do they just not know, it’s a one time incident that is not systemic. However, there are the incidents that happen over and over and need to be stopped. There is a difference between what happened with Megyn Kelly and Juan Williams. The Juan Williams incident was an example of extreme political correctness. He should not have been fired. Tracy Brown,” Zero tolerance is inappropriate. It takes away opportunity for change, learning and increased understanding. Key points: Recognize and share your blind spots- like when you become aware of your own bias or other people point out a bias to you. Know why this is important to you personally Seek solutions instead of just complaining about problems When you fire someone there is no way to hold them accountable for their behavior and they will take their behavior somewhere else. There is no one who will force them to behave differently.” White people don’t think about race all of the time, but people of color are always having to deal with racism and bias at different levels. No matter who we are, we can all say the wrong thing at different times. Be aware of the impact your words and actions have on other people. It’s really offensive when white people put their hands on Black people’s hair. As experts on diversity and inclusion, we have to be aware of how we “correct” or call attention to someone behavior that might be inappropriate Allow people to change and redeem themselves when possible Take time to listen and understand other people’s lived experience who are different than you Learn about privilege. Having privilege doesn’t make you a bad person but you need to understand what they means. White people don’t have to tell their kids to be careful when they’re driving and what to do when they are stopped by cops There are subtle ways that antisemitism shows up even when it’s not overt We have to learn and share the history of other ethnic and racial groups The conversation on race has to go beyond Black and White. Why it has mostly been black and white Because it has been the most prevalent No one is just one identity We are all intersections, race, class, gender, sexual orientation, etc. Too often there is a misconception that all people of color have the same dynamic when dealing with race There is also a lack of understanding that not all Black people have the same experience A black person from Africa from an upper-class background doesn’t have the same trauma or history as someone who is African American and dealing with post traumatic slave syndrome When you fire someone there is no way to hold them accountable for their behavior and they will take their behavior somewhere else. There is no one who will force them to behave differently.” White supremacy, racism, anti-Semitism has been normalized and spread by the political climate and people at the highest levels Are we going to choose evil and hate, or are going to build a country of love and acceptance. Groucho Marx famously said, upon resigning the Friars club, that he would “never want to belong to any club that would have him as a member.” That line has been used since by those that are afraid of not belonging. What better way to prevent being excluded than saying, or convincing yourself, that you don’t want to join? The facts, and our world today, tell us something entirely different. Not only do we want to belong, but we want to belong to groups that are exactly like us. While tribalism may be built into our DNA, the added anxiety and fear in our culture today, puts that tribalism on steroids. This tribalism is enhanced by our hi-speed 24/7 world. It accentuates fear of the other, it drives our identity politics, and it fuels our confirmation bias driven life. In short, the more we want or need to belong, the more we are divided. All leading us to the conclusion that Groucho had the right idea. This is also the idea put forth by Howard J. Ross in his new book Our Search for Belonging: How Our Need to Connect Is Tearing Us Apart. My conversation with Howard Ross:
