Today's conversation with Mike Salguero went in a direction I really wasn't anticipating. Initially, I was interested in talking to Mike because he's lived multiple lives as a Founder. First, buying and then raising 10s of millions for a crafts persons marketplace called Custommade.com. Then, after winding down Custommade, starting what he would term a “hobby business” to recover a bit from the toll a large “venture scale” swing took on himself, his health, and his family. Interestingly, the big swing didn't work. But the less ambitious “hobby business” has grown to $500M+ in revenue with zero outside funding. In our Indie Era of Startups talk, we theorize that:— WE'RE ABOUT TO SEE THE BIGGEST CLASS OF SV-EDUCATED FOUNDERS IN HISTORY— THEY'LL BUILD INDEPENDENT, INNOVATIVE BUSINESSES THAT WILL CHANGE THE WORLD— THESE FOUNDERS WILL LOOK FOR MORE FLEXIBLE, SUSTAINABLE, AND ALIGNED FUNDING PARTNERSMike is a great example of those ideas personified, along with Alan from last week's video. The constraints he placed on the business early allowed ButcherBox to maintain control and focus on long-term growth rather than chasing short-term metrics to please investors.Work-life balance isn't just fluff — Mike built ButcherBox while prioritizing taking care of his body and his growing family. This approach demonstrates that success doesn't always mean sacrificing personal well-being, and can actually lead to more sustainable growth and better decision-making.Playing the long game — With a 25-year vision, ButcherBox is aiming for iconic brand status. This long-term perspective allows the company to focus on transforming the meat industry and building a lasting legacy rather than seeking quick exits or short-term gains.The “barbell strategy” is pure hiring gold — Pairing fresh grads with industry vets creates a powerhouse team. As a VC backed founder, he was pushed to hire the most pedigreed and impressive over the most experienced or most hungry. This unique barbell approach combines the energy and fresh perspectives of young talent with the deep experience and mentorship capabilities of seasoned professionals.Doing things you can't at a VC backed Startup — When Mike said “hit our goals, we're going to Mexico,” the team crushed it. A VC run board would have shut down the idea as not worth the significant expense but he was able to deliver on his promise even when it hurt the wallet. This commitment to following through on promises, no matter the cost, has built a culture of trust and motivation within the company.The final, and I thought most interesting, takeaway from this conversation was Mike's idea that companies know what they want to be. Finding and being true to that has been the key to his success and ignoring it was the foundation of his failures. With Custommade, he wanted it to be something it didn't want to be — a massive marketplace for craftspeople to connect and transact. What it wanted to be was a simple listing service. With Butcherbox, Mike wanted it to be a hobby business so he could outsource everything and collect a check every month from a beach. But what the business wants to be is a force within the world of meat for better quality products and more humane treatment of the animals and land. In both cases, and in different ways, he's fought what the company is telling him about what it wants to be. When he's embraced his role as a steward for an idea, a business and a culture that will continue long after he's out of the day to day grew.That's what I took away from this one. Since its launch in 2015, the company has grown to become a $600 million business, all while putting an emphasis on animal welfare, the environment, and supporting farmers and fishermen. ButcherBox is a certified B Corporation, signaling the brand's commitment to using its business as a force for good. In 2020, Mike was named an Entrepreneur Of The Year® National Award winner by Ernst & Young.  In this episode we discuss: ●      Lessons from a failed start-up that informed the approach to building ButcherBox ●      What it looks like to develop the whole human (personal and professional) at work ●      How Mike would like every employee—past, present, and future—to feel about their time at ButcherBox Key Takeaways: ●      ButcherBox relies heavily on suppliers to support its business. Not just farmers and fishermen, but also box manufacturers, website developers, and many other service providers. Often businesses will choose to create these things in-house, but there is beauty in ButcherBox's approach. First, it enables ButcherBox to focus on what they're good at. Second, by going to suppliers with a request for a sustainable box (for example), ButcherBox causes a ripple effect by creating demand for goods and services that will benefit many other companies. This approach reminded me of the African Proverb that says, “If you want to go fast, go alone. If you want to go far, go together.” It's the “together” piece that's needed to create systemic change. ●      I can't help but see parallels between common-day cubicle life and feedlots. Both were created to maximize efficiency, with a sole focus on profit. Both are unnatural habitats. Both have damaging consequences. The basic principle of the feedlot is to confine the animal in order to fatten it up as quickly as possible. The cramped quarters make animals distressed and prone to disease. In cubicle life, employees are confined for better management oversight. Research shows that cubicles result in less productivity, because of constant distractions. Plus, the uninspired environment reinforces a message that each employee is a replaceable cog in the machine (not great for mental health).  Trying to liven up corporate environments with foosball tables and free drinks is like adding disco balls to feedlots to drive cow happiness and engagement. Broken systems need a complete overhaul. A shiny disco ball band-aid won't make cows healthier or workers happier. ●      Regenerative agriculture moves away from conventional mono-crop farming (which takes from the soil without giving much back) to mirroring mother nature in its design. Regenerative agriculture embodies a natural cycle of give and take that improves soil health, biodiversity, and climate resilience. As Mike shared his leadership approach, I couldn't help but think of it as regenerative leadership. Here's why. The relationship between an employee and an employer usually resembles this: the employee gets a paycheck for showing up to perform a mono-function. The employer is taking energy out of the employee, and mainly replenishing through a transactional payment. It's lopsided. I am joined by Mike Salguero. Mike is the Founder and CEO of Butcher Box, a subscription-based delivery service that sells high-quality, humanely raised meat & sustainably sourced seafood. When his wife was diagnosed with Hashimoto's disease, an auto-immune disorder that affects the thyroid, Mike realized that there was a serious lack of healthy meat available to the American public. In 2015, he founded Butcher Box as an answer to this problem, and it has since grown to a half a billion dollar brand that is helping to revolutionize a broken meat industry. Throughout his career, Mike has learned the value of authenticity, community and transparency, which he infuses into every aspect of his work. What an inspiring and enlightening conversation that was. It was intriguing to hear how Mike was able to learn from his negative experiences at Custom Made and create the robust, purpose-driven and authentic company we see today. What started out as a mere hobby business has turned into a force for change within the meat industry. Butcher Box's success is proof that you can truly drive profit with purpose.  We should never fear failure and adversity. There is so much to be learned and ultimately gained from failing, whether in business or in life. Be intentional with how you lead. Allow your employees to have a voice, anonymous or otherwise.   Authenticity needs to be at the root of all that you do.   You cannot solve every single problem in the world at once. Identify what problem you want to solve, and focus on that. Do not allow other problems to distract you and prevent you from beginning what you originally set out to do. “What I've realized is being happy with where you are has nothing to do with what you've accomplished. It really has to do with the person you are and the person you're becoming. Allow yourself to be proud of yourself and be happy with what you've done today. Naturally, Mike figured there had to be a better way. At the time, he was running a company that was slowly cratering, and he didn't know the first thing about sourcing or packaging meat. He got his start in the business space selling t-shirts in high school and continued making t-shirts throughout college. He credits his t-shirt businesses to teaching him how to market and grow a brand from the ground up. Mike's first large scale business was a company that helped carpenters market and sell their custom furniture. The company was called CustomMade. Mike and his business partner bought the URL for $150,000, revamped the website, raised $30 million of venture capital and at it's peak employed 60 people. By the time Mike left the company they were down to 6 employees. His partner stayed with it and has turned the company around, but most investors lost everything. Mike and his wife wanted to eat cleaner and healthier. He found a farmer whom he was able to buy grass fed, humanely raised, hormone free meat from. After about a year of buying the meat for himself and his friends he started learning how he could turn buying grass fed meat into a business. Mike started the company with $10,000 of his own money and did a Kickstarter campaign that raised $215,000. Today, they are north of 30,000 subscribers with three distribution facilities. Butcher Box sells beef, chicken, and pork from hundreds of different farms across America. What is their #1 goal? To replace the butcher. Michael ends the podcast asking Mike, “What is the one thing I didn’t ask you in this conversation that you want the audience to know?” Mike drives home the point that if you want create a successful business you have to have extreme discipline focused on seeing how you are going to get to the next day, week, quarter and beyond.
