So many candidates and so many hiring authorities share that traditional approaches are no longer working, and the issues they always elicited are worse than ever. We need new approaches to hiring processes. Today's guests were all recommended as folks who are doing hiring radically differently. They discuss people-centered processes that honor the humanness of all involved, retaining current employees as the best hiring practice, taking a recruitment mindset rather than running candidates through an obstacle course or gauntlet, and making the processes reciprocal for the mutual benefit of candidates and organizations.

We discuss the importance of what to both include and avoid in job postings. Plus, we examine how well-intended interview practices can sometimes have unintended results on supporting diversity and inclusion. Key Points Make the hiring process transparent from start to finish. Include an authentic equal opportunity statement. Refrain from using certain words in job listings. Examples include: rockstar, ninja, hacker, guru, manage, build, aggressive, fearless, independent, analytic, and assertive. Emphasize skills and experience over professional degrees. Avoid panel interviews and refrain from asking questions or having conversations about culture fit. NYT Super Reporter Emily Flitter outlined in a story published last week about how hiring practices at Wells Fargo are meant to target diverse candidates, but end up being more than lip service. I discuss how this parallels my experience at BofA, and I explain how since the majority of the people interviewed in the article are with WELLS FARGO ADVISORS, how the clients, namely RICH RICH PEOPLE actually dictate how you hire based on their surveys and influence. Plus I talk about FOX 26 Fresno Reporter Marie Edinger's report on EDD Fraud which occurred on a poor woman to the tune of $16,000. I discuss how we shouldn't call these "fraudsters" and "fraudulent withdrawals" but I discuss how the crime occurred on Janyce in the story. One thing I discuss is how leaving the cash in the card is actually the worst thing you can do, how BofA treats ATM fraud claims. How the wording on the claim dictates if it gets approved or not. How people don't believe this fraud is possible although a 1991 movie featuring Arnold Schwarzenegger showed us it was easy even then. I also discuss how the narrative that chip cards would protect clients is false, and again I reiterate what chip cards actually protect (Aka NOT YOU, the merchant) and I mention how Marie's report will lead inevitably to the bank magically doing a 180 on the claim, and this lady will get her money back Check out this report. Chris Carter, NFL and NCAAF analyst, hosts the Locked on Steelers podcast and is joined by Josh Taylor of KDKA-TV. Mike Tomlin spoke candidly about his support of Brian Flores in his lawsuit and explained how and why the Steelers hired Flores in light of his legal issues with the NFL. He also called out the NFL for the racial disparities in coaching hires in a strong fashion. The NFL instituted a new hiring rule that forces team to employ at least one minority or woman offensive assistant coach on every NFL roster, but Tomlin says he wants to see real action and doesn't see just talking about it as a resolution to the NFL's struggles to hire Black and minority coaches. But his support of Flores and their mutual respect that went along with hiring the former Miami Dolphins head coach further addresses the respect Tomlin commands among fellow head coaches and the NFL. It's also a further testament to the level of support Steelers Owner Art Rooney II gives Tomlin and is willing to have the Steelers be on the front lines for coaching. Also, the NFL adopted new overtime rules for the playoffs that will allow both teams to get the ball. That's the right change for the NFL, and it should allow for more exciting moments in the NFL Playoffs. Follow Chris Carter on Twitter: @CarterCritiques. Episode 15: Implicit bias in hiring practices at game companies with Celia Hodent

When people point out sexism in games and game culture, the classic suggested prescription is that game companies need to hire more women.  The idea is that more women in game companies will bring a voice to call out sexist aspects of games, and bring a greater demand to protect female players from a somewhat toxic gaming culture.  Women make up about half of players, so why are there still so few women working in video games?  An important part of the problem is how sexism can creep into the hiring process even when game companies try to just hire the best qualified candidates.  We discuss this issue with our very first guest, Celia Hodent – user-experience  (UX) designer, writer and speaker.  Dr. Hodent has a PHD in psychology, and has worked for Ubisoft, Lucas Arts and Epic Games.  She's the author of “the Gamer's Brain” and “The Psychology of Games” and has excellent webinar about how our implicit biases hinder our efforts to make our industry more diverse. Clever Hiring Practices w/ Andy Ellis

The Cyber Ranch Podcast

Play Episode Listen Later May 26, 2021 29:28

With us today is Andy Ellis, operating partner at YL Ventures, former Akamai CSO and newly inducted member of the CSO Hall of Fame. We're here to talk about nonstandard hiring practices and how Andy has built an amazing team using nonstandard approaches. Andy began his career in cyber ("I remember back then, you know, we didn't call it cyber, but I think we've all given up and, and that's now the name for our career field.") as an Air Force ROTC cadet, spent 20 years at Akamai, and joined an advisor program at YL Ventures. Andy found a solution that addresses hiring needs and the talent shortage, while also building a very clever and very innovative team. For new roles, look and see if you have somebody who's almost senior that you can promote to do that job. And backfill the almost senior person instead. Try not to hire senior people, try to hire the most junior person you can get away with and promote everybody up the chain. The real trick is to figure out how your HR and finance teams are going to operate and play them off against each other. Now that we have covered your promotion from within strategy, let's talk about hiring some folks for certain roles on the team that at a glance would make no sense at all for a CSO. And yet is really, really effective and repeatable. Andy's flagship is hiring librarians. There is an entire career field dedicated to managing libraries and learning technical language to be able to do that. Everyone is in the business of publishing a report about their data, right? This is just taking technical data and technical jargon and making it consumable to people who've never seen this data before. There's an entire industry that does that. We call it journalism. So, we hire journalists to come in and be those storytellers. Hire teachers. Put a teacher in a position and to learn how deep do they need to go on a daily basis, and then make sure they get one level deeper. Because you're always going to have problems if you teach exactly to your domain knowledge. So, make sure your domain knowledge is always little bit deeper than whatever your job requires which is usually going to be sufficient to keep you out of trouble. To wrap the show up, Allan asks, “Why aren't the rest of us catching on because this is some amazing stuff that every single hiring manager in cyber could benefit from.” According to Andy, the simple answer is it's expensive, and it takes a lot of time to do right. Allan asks, “What keeps you going in cyber?” Andy answers, “I've always seen myself as improving the systems that I walk through, that when I encounter a system, I want to tweak it and figure out what makes it work and make it work better." Key Takeaways 1:24 Andy shares his background and how he got to cyber 3:12 Working for a venture capital firm 7:12 Hiring and building a team 12:26 The abnormal hires that just make sense 15:46 Clever role adjustments 17:10 More nonstandard hires 19:03 Confused?
