Building a Transformative Culture of Caring Leadership and Active Listening Inspires Employees and Elevates CX This week's guest on the Digitally Irresistible podcast is Heather R Younger, founder and CEO of Employee Fanatix, a leading employee engagement, leadership development, and DEI consulting firm. Heather is on a mission to help leaders understand the power they possess to ensure employees feel valued at work. Heather has built a reputation as a champion for positive change in workplaces, communities, and the world at large by delivering clear and purposeful strategies that drive real business results—such as increased employee engagement, loyalty, collaboration, and connectivity. On this episode, we discuss three key principles from her book, "The Art of Caring Leadership." The Impact of Caring Heather experienced the importance of caring from a young age. Born into a mixed-race family, she and her dad were viewed as outcasts by many in her mom's family. But one aunt on her mom's side always made her feel included and worthy of her care and attention. When Heather was nine, her family moved from Ohio to Las Vegas. She remembers her aunt sending her a large box of eight individually wrapped gifts for every day of Hannukah. To Heather, the box represented the connection between her and the other half of her family that didn't really make her feel included or cared for, but her aunt did. Her aunt demonstrated that she was a leader with heart. That has stuck with Heather and helped build the foundation for what she does around the world to guide others towards caring leadership. Three Key Principles of Caring Leadership In her book, “The Art of Caring Leadership,” Heather writes about how to build greater trust and engagement in the workplace through caring leadership that promotes inclusive cultures, improves morale, and builds resiliency. On this episode, she shares three key principles of leadership that inspire loyalty and improve retention and performance—translating to better employee and customer experiences. 1. Cultivating Self-Leadership Often when we think of leadership, we think of leading others. We think we need to do something for someone else first. But Heather says it's important to make sure leaders care for themselves first, before caring for others. She says each day should begin with a focus on self-leadership. This includes making sure your words and actions align with the things you say you value, being authentically yourself, exercising good self-care, and building a strong supportive network. Heather emphasizes that cultivating self-leadership first, helps us give from the positive sides of ourselves, not the empty parts that we then rely on others to fill. She explains this with a metaphor someone shared with her about a coffee cup and a saucer. If you pour into the coffee cup and it overflows onto the saucer, caring leaders should give from the overflow on the saucer. If you don't, then you're drinking from the coffee cup and giving from the coffee cup and it will eventually run dry. You'll have nothing left to give. 2. Making People Feel Important Heather says there's nothing better we can do for a person than making them feel important. It's critically important that managers recognize and show appreciation for people at work in specific ways so they feel appreciated and recognized. According to Gallup research, only one in three workers in the U.S. and Germany strongly agree that they received recognition in the past seven days for doing good work. If they haven't received praise, they don't feel appreciated and are twice as likely to say they'll quit in the next year. To address this, Heather says workplaces must be filled with appreciation and gratitude. They also need to foster strong human connections with leaders, the organization's brand, customers, and coworkers. She recognizes the importance of looking at touchpoints throughout the employee journey and ensure they feel connected. Once employees feel disconnected, they care less about the organization's mission, less about the tasks and processes to be completed, and they want to do less, they start to check out, and then they leave. Heather senses that organizational leaders know the importance of appreciating employees, but the number of leaders that practice it on a regular basis is likely much lower. To help incorporate employee recognition into organizational cultures, Heather works with executive members and team members within organizations to build employee engagement and DEI practices with accountability. She ensures thoughts and actions align to produce results that employees and customers actually need. 3. A Culture of Listening To demonstrate the importance of listening, Heather talks about when each of her four children were babies. They'd make cooing sounds in their cribs and were so happy when their voices produced the results they needed—mommy or daddy arrived at their side. Then there were times when they made noises and she wouldn't go to their crib and they'd start throwing or knocking things. Our voices are innate and they make us us. At work it's no different, she says. If we use our voices and no one responds, or cares, or listens, then we feel inconsequential; we feel like cogs in a wheel spinning to achieve an end goal that doesn't align with our own goals. Listening is critical. Heather has a five-step process for listening and an upcoming book on the art of active listening to ensure people at work feel heard, valued, and understood. Of all the things organizations want at work—employee engagement, customer satisfaction, customer retention, higher revenues—we'll never reach those goals if we can't listen to stakeholders to give them what they need. Listening helps people feel important and know you care. Then they want to engage with you. This aligns with who we are at iQor and our strong customer service culture. We prioritize helping customer service agents, supervisors, and all other employees understand how important they are to us as people, not just from a business perspective. Reflect on Your Leadership Goals To sum up her approach to caring leadership and put it in perspective for all leaders, Heather recommends identifying a person you've worked with, a manager or not, who made you feel like you could do anything. Someone who appreciated you and recognized the work you did every day. Then think about someone who made you feel small and inconsequential at work—like you were just there to get a job done. Which person do you want to be? You'll be remembered either way, but as which type of leader? This is a choice leaders make every day. What Heather Does for Fun Heather loves spending time with her crew of teenagers—her four children. They all love hanging out together, going on long walks, going to the movies, even watching double-header back-to-back movies at the theater. It doesn't matter what they do, Heather values the time they spend together—it fills her coffee cup! Heather's personal Why emerged as she sought to find meaning from her difficult experience growing up in the 1970s. As the only child of an interfaith and interracial marriage, both Heather and her Black father were shunned and excluded by extended family because of the color of their skin. While the sting of exclusion left Heather with a lot of questions growing up, it also led her to develop a high level of resilience and a deeply inspired commitment to advocate for anyone who has ever felt devalued. [7:06] Leaders should think critically about how they want our employees and team members to respond to the question 'How is work going?'. Do you want your organization to be known as a place where it's a tragedy to be employed, or do you want to be known as a safe space for your employees? [10:40] The behavior that would best define 'leading with the heart' would be caring leadership. [12:45] Heather talks about the importance of employee recognition, especially from the manager. This recognition is the most meaningful to a team member, and it's important for organizations and leaders to implement this. [15:09] We have to empathize by listening deeply to the needs of those who are different from us. We as leaders need to step into their shoes to understand where they're coming from. We also have to take the next step of compassion where we do our best to alleviate the pain of the person who is hurt. [22:44] Leaders need to be active allies: we have to act on empathy and compassion. We should be always learning more about how to support the marginalized communities within our organizations. Heather speaks to Eric about why he chooses to lead, a time when he was not proud of himself as a leader and how he changed that at about the many ways he connects with his team. They also talked about maintaining the proper focus on what is important as a leader and some key ways to reach across the table and collaborate to produce a larger team focus. As the discussion continues, we also learn how sports of extracurricular activities can form us as leaders and expand our view. The most important takeaway was in Eric’s description of how he emulated many of the greatest leaders he worked with to become the leader he is today. Like many leaders, Tammy shares how, at one point, she let her ego get the best of her, but put that aside to become a better listener. Tammy outlines her communication strategy she uses while overseeing a 1300-person organization. She talks about the importance of celebrating successes and being an astute listener. Her final words of wisdom for leaders was very impactful with such words used like “courage”, “imperfection”, and ”status quo”. This is a must-listen.

Tim recounts for Heather the roots of his leadership and that his father formed in all things leadership. He believes that work ethic, discipline and not cutting corners are key tenets of effective leadership. When asked how he connects with his team and the people who work for the organization, Tim chuckled about the fact that he takes walks with them to Starbucks, which is located near their head quarters. He believes in servant leadership and in being authentic to those around him. He seeks to provide utmost transparency with his team and make sure he is accessible to them. In the end, Tim believes in the Golden Rule in business and in life. Treat others how you would like to be treated.

Employee experience is powered by emotions. Managers and/or leaders within organizations get to choose which emotions they unleash from within the people they lead. Leaders, meaning supervisors or above in an organization, drive much of the positive or negative emotions by their actions or inactions, their words, or what the fail to say. When a manager chooses their words and their actions carefully, they exhibit great emotional intelligence. These managers are often thought of as, “Leaders who care,” or I as I like to call them, “Leaders with heart.” This special brand of leader drives engagement and loyalty by simply being themselves. Are the leaders perfect? Absolutely not. It is in their awareness and sharing of some of their imperfections that we realize their brilliance. In this podcast I ask you to see yourself in the stories my guests tell about times when they were not the best versions of themselves, but how they used their heart to guide them to a place of deeper connection with their teams and heightened leadership prowess. Today I’m very excited to welcome Andy Books. Hello, everyone, this is the Leadership with Heart podcast and this is Heather Younger, your host with our first episode. So, why did I decide to do a weekly podcast? Why did I call it Leadership with Heart? Why should anyone listen in? My why for rolling out this podcast has a lot to do with my why for the work that I do and how I interact with those around me. I believe everyone’s voice is important. I believe that when people are able to express their true selves, they will change their organizations and their lives for the better. I enjoy helping people find their true voice by asking the right questions, being intuitive, and guiding them to their truth. I just happen to be an employee engagement and leadership strategist. This podcast is just another way to reveal the voices of employees and leaders around the world and help us all find our truth in what we hear. My wish is that everyone listening will take away just one thing they can do as leaders to improve the lives of those they lead. Most of the time I will have a leader on that I have handpicked or has come to me from a referral. Other times, it may be just me sharing a new insight with you or I might bring on a frontline employee to talk about the impact a leader with heart had on them. I named this podcast Leader with Heart because leaders are the one that predominantly drive employee experience, engagement, and loyalty. Those leaders who purposely exercise their power to be more emotionally intelligent in their communications and interactions show much more heart in the process. This display of heart keeps their team members and coworkers bonded to them and drives increased employee engagement loyalty. Leaders with heart are more endearing to those around them. When this type of leader is on a path, others naturally want to follow. Let me give you a couple examples. The first one is about the best boss I ever had; the second is an exchange I had with a team member. In my role as a leader in a particular organization, the person I reported to was a leader with heart. He happened to have a lot of emotional and social intelligence. This did not mean he never disagreed with me or didn’t occasionally caution me when I might be going down the wrong road, or even maybe slap my hand when he needed to. What it did mean is that he was very aware of my mental state and showed a great amount of empathy and compassion. He was interested in growing me as a leader, which was evidenced in him providing the opportunities to shine and to learn new skills. He listened very well to every story I had to tell. He would take the time and just be with me and not for any particular agenda or for any particular reason. I recall how he would just stop by my office and chat. In short, he made me feel important. I would have gone to war for him. He was the best boss I ever had. So, some years back I was interviewing a prospective employee and I had a team member in the room with me. And the prospective employee asked my team member, “What’s so great about your team? Why should I join your team in particular?” So, I was kind of impressed by the question and I was a little nervous about what my team member might say. So, he paused for a minute and it seemed like it was forever. And he looked up and he said, “This lady, right here,” and I looked behind me and I almost fell off my chair and said, “What?” And he says, “Yes, you, and let me tell you why. Before she came, no one would stop by and say hello to us. No one would ever ask us what it was we needed to make our jobs easier. No one really took the time to just see how things were going. We were like numbers in a distant universe. But then when she came along, she immediately began to set up one-on-one conversations with us, weekly. She would ask us what we were doing and what she could do to remove any barriers in our way, she even tried to grow us and help us move along in our career path. She really just showed that she cared.” Okay, I have to say, after I heard all of this I was humbled, I was shocked, but I do have to say that I thought about everything I’d done over the years to become that better leader and it prepared me to receive the message I was hearing right at that particular time. Do you notice he didn’t mention anything about money or perks or anything that cost a thing? He didn’t. And it was because employee experience is significantly more about emotions than anything else and those leaders who drive those positive emotions are the ones who are able to engage their people more and this story exhibits that. So, these are the types of stories I will uncover in this podcast and I will bring them to you. They will both teach us and inspire us. Let’s have some fun. About Your Host Heather R.
