I speak to women all the time who feel stuck in their careers. They dream of making a big impact in the world and achieving great things, but they don't know how to move forward. If you can relate to this feeling, stay tuned because today I'm sharing how to take those significant leaps and move the needle forward so you can realise that rewarding and fulfilling career you've always dreamt of. First, I want to highlight the three main reasons why I see women feeling stuck in their careers:1. Ambition Without Direction: Many of you have grand career aspirations and want to make an impact, but you aren't sure how to get there. Without a clear roadmap, the journey can seem daunting and unachievable, so it's easier to just stay put. 2. Self-Doubt and Lack of Motivation: Some women get stuck in their careers because they feel unmotivated, undervalued, and unsure of themselves. This self-doubt, and maybe even imposter syndrome, doesn't just impact your work but all areas of your life. 3. Work-Life Imbalance: Taking on too many commitments or chronically working long hours will take a toll on your health and your relationships. You end up depleted, with no time or energy for things outside of work.These issues are even more prevalent for women working in male-dominated industries like property. Not only do women have to overcome significant biases in the workplace, but they are also often held to a higher standard than their male counterparts. This frustrating environment leads to burnout and is the reason many women leave for other industries.But it's essential to remember that change will come if more women stay in the industry, rise through the ranks, and become the role models they didn't have. I know it's a tall order, but by showing up and contributing to this change, we can also achieve the fulfilling careers we dream of.So, how do we do that? The key is to create a strategic, career plan and that means stepping back to think about your career from a broad, long-term perspective.1. Develop a roadmap that integrates your career goals, personal values, and desired lifestyle.2. Develop the ability to seize opportunities in real-time, and stay committed to continuous learning, and personal growth.3. Identify what you are good at and where you need improvement.4. Build a network that surrounds you with people who support your goals. A strategic career plan is different from a short-term career or development plan. While short-term plans focus on specific milestones, a strategic plan sets long-term goals and creates a vision for your future. Think about what you want to achieve in your career over the next 10 or 20 years. Focus on your values and create systems to support them. Answering the question of the day
Many medical condition aren't life-threatening – but they can be life-altering. An injury, infertility, or sometimes, something as simple as a medication can be a barrier to to the life you imagined for yourself. How do you re-imagine a different future and not only survive, but thrive? Dr. Herman Williams survived a cardiac arrest when he was 31. But being an orthopedic surgeon was no longer possible. He had to create and advocate for a different future for himself. Herman shares his story and talks about the biggest barrier he had to overcome to live a life he never dreamed of. Takeaways: Plan A is not the only option. Here's how to embrace Plan B. See a therapist. This is especially important if you have depression, anxiety or PTSD. But, even if you don't, having a few sessions with a therapist – or a coach – can help you re-imagine your future. Acknowledge your fear. If fear is holding you back from moving on …tell your doctor. They can't read your mind so be straightforward: “I am really REALLY scared and here's what I am afraid of”. They will hear you and depending on the situation, they might suggest additional testing, medication adjustment, or recommend extra monitoring to help put you at ease. Friends and family are a lifeline. Appreciate and accept support from those who are closest to you. But also – remember – that YOUR medical condition has an impact on them because being a caregiver – whether its emotional or physical – take a toll. As you're planning for 2024, one thing to ensure you include in your planning is some space for individual career planning with your team.This doesn't necessarily have to be done pre-Christmas, but at least once every year you should be having really great discussions with your people about their future with you.This doesn't have to be the performance review discussion, in fact, it may not be best for it (and I do love a quarterly review cycle anyway), but creating space for these discussions is essential. Having a plan, a pathway forward and being clear about is something your team fundamental want-they want to know where they are going and if you can't articulate that, and a competitor can, you're in big trouble.It doesn't mean it needs to be ladder climbing or annual promotions, micro steps and milestones are a great way to lay out a plan.It helps people to feel like they are making progress, moving forward, achieving, improving, not staying stagnant–which is amazing for motivation and engagement.

Niki: Hi everyone! Last week, we spoke about the Reward Life Cycle, which is the fourth life cycle in the overall HCM Business Process, with our Cloud Delivery Lead Nigel Wiltshire. Nigel is back with us today to talk about the last life cycle, Talent. 00:55 Lois: We're wrapping up this discussion on HCM life cycles today so if you've just joined us, be sure to check out the prior episodes this season as you'll want to get the full picture of the entire HCM business process flow. Hi Nigel! Thanks for agreeing to pop in one last time (this season that is!) to take us through these HCM business process life cycles. 01:16 Nigel: Thank you for having me again. Lois: So, let's get right down to business here. What is the Talent Life Cycle? Nigel: The Talent Life Cycle contains all the processes that serve to manage and promote an employee's career growth. Niki: And what are the processes that make up this life cycle? 01:30 Nigel: Well, Niki, there are four business processes that make up the Talent Life Cycle: Goal Setting to Performance, Talent Review to Succession, Career Planning to Development, and Employee Insight to Work Life Balance. The Goal Setting to Performance process covers the two main aspects of Talent Management: Performance Goals and Performance Reviews. 01:50 Nigel: The second process, Talent Review to Succession, allows for managers to review the overall performance and potential of each of their employees. This is to ascertain how the employees are progressing through their career and whether there are any steps that need to be taken to address any challenges that the employee may be having with their performance and/or potential. And on the flip side of that, whether there are any actions or recommendations for career progression for their higher performing employees. 02:15 Nigel: Now the Career Planning to Development process centers around the career progression and opportunities for the employee, and there are a couple of main activities that support this venture. The first is the Career Plan or Path, which is where the employee seeks out the roles that they are interested in pursuing, whether that is in the same field of work, a sideways move, or something completely different. To support this, the employee would create a Development Plan, with goals to support their desired progression. These goals can be designed to support their existing role, to help them pursue another role, or could simply be something personal, such as learning a new language, which is not necessarily related to their employment. 02:53 Nigel: The fourth and final process is Employee Insights to Work Life Balance. Happy employees are productive employees, in the same way that a happy workplace is one that employees are happy to get out of bed for in the morning. To promote this, organizations can invoke activities that support a happy work life balance. These activities could be Wellness Programs, Fun Competitions, Volunteering Projects, and Recognition Awards. 03:16 Lois: Circling back to the first of those processes, what relationship do performance goals have with performance reviews? Nigel: Although goals and performance reviews can be seen and operated independently, they are intrinsically linked. If you think about what an employee's performance review is designed to address, which is to evaluate the employee over a set period (usually a year), we have to consider what it is we are evaluating. In most organizations, this comes in the form of two elements: the employee's competencies and their goals. So, for each of the goals that are assigned to the employee, we have to consider whether they have achieved them to the satisfaction of the organization. 03:53 Niki: Now, where do these goals originate from? Nigel: They are often assigned to the employee through their management hierarchy, which ensures that the goals that the employee has to complete are in line with and support business objectives. Having said that, a lot of organizations allow employees to add their own goals, and as I mentioned previously, these goals could support their current role, a role they wish to pursue in the future, or indeed personal goals for their own growth. It's a combination of these that are subsequently evaluated alongside their competencies. 04:22 Lois: Ok, then. Nigel, you mentioned that another aspect of the employee's evaluation is their competencies. Can you please tell us a little bit more about these? How are they different from the employee's goals? Nigel: Absolutely. While a goal is there to support the growth of the business, employee competencies are designed to ensure the employee themselves are up to scratch, in terms of their job. So it will test for such things as their qualifications (e.g. Do they have an up-to-date qualification and/or license to do the job they do – such as a heavy goods vehicle licence for hauliers or maybe a level of language, whether it's spoken or written to support a translator role). However, that is only one side of the story. Competencies are also designed to ensure that the employee adheres to company standards, such as Communication Skills, Ability to Adapt, and Follows Company Values. Yes, you could say that these can also be a requirement for certain jobs (e.g. Communication Skills for instructors), but it is also something that would be needed to interact with other members within the organization at various levels, such as a basic level to interact with other employees, but a more advanced level when interacting with the Board of Directors. 05:29 Niki: Nigel, earlier you mentioned that performance reviews are conducted over a set period, and you said that it's an annual process. Are there any other times when an employee could be evaluated? Nigel: Of course. The annual or focal review is the one that most people recognize. However there are many types of reviews as well as many periods that a review could cover. For instance, some organizations have a half yearly review as well as the annual review, usually referred to as an interim review. 05:57 Nigel: Other review types may come in the form of PIPs or Personal Improvement Plans for poorly performing employees; Check Ins, used mostly for new employees within their first few months, but also for field operations where the employee and managers do not tend to see each other from one month to the next; and then we have Ad Hoc. These, as the name implies, happen as required, for whatever reason, and do not tend to have a specific time frame. They not used often though as most organizations like the review to be more structured. Now, the results from all of these are often taken forward to the main review, and serve as a guide to how the employee has fared over the year. The main advantage of interim reviews is that any development needs are identified early and can be addressed straight away. 06:39 Working towards an Oracle Certification this year? Nigel, what steps do organizations take to ensure they maintain operational integrity when they know key personnel are planning to leave, especially due to retirement? Nigel: Succession Planning is the practice where organizations develop employees to a point where they can move or be promoted to a position that is suddenly left vacant. This is especially critical for those positions that would leave the organization vulnerable and/or less able to operate adequately. 07:42 Nigel: Typically, each employee identified as a potential replacement will be given a ranking based on several factors, such as their Performance Score, their Potential, and Expected Readiness Time Frame. And a combination of these, as well as other factors, will rank the employee in terms of who is most suitable to take over, down to who is least likely to succeed the current incumbent. Of course, things change over time and these succession lists have to be constantly managed and altered accordingly. For instance, maybe one of the employees identified as a potential successor doesn't want to be considered or maybe one or two of them leave the organization, and as employees gain more experience, they move up or down the list relative to other potential successors. 08:23 Lois: I understand that employee suitability for a job or position can be based on how the managers within the organization perceive the employee's performance and potential. But that can be subjective, right? An organization could be in hot water if they rely on this approach alone. So, how does a system like Oracle Fusion Cloud help to show objectively, which Jobs and Positions an employee is suitable for, and how does it identify gaps in employee knowledge or experience? 08:52 Nigel: Wow, that's such a meaty question, Lois. OK, so many systems these days have functionality that allow employers to record what attributes are required by any potential employee, to fulfil a job or position successfully. These attributes include Competencies, Qualifications, Languages, Licences, and many more, and what they do is create Model Profiles, which are the list of attributes needed for the job or position. At the same time, organizations are able to record which attributes the employee already has, and these are called Person Profiles. 09:25 Nigel: By comparing one against the other, it is easy to identify whether an employee (or potential candidate if used with Recruiting) is suitable for a job and which attributes are missing that the employee does not have. Now the upshot of this is that not only can the employer slot the right person into the right job, but it can be used to identify what gaps the employee needs to plug, should they wish to pursue an alternative job type, or move up the chain of command. 09:48 Niki: Well, I think we've come to the end of our focus on HCM business process life cycles. No one is more responsible for your career than you. You have to take ownership of your career path, but it can feel like an incredibly daunting task to know where or how to get started on your next career move. On this episode of The Digital Enterprise Society podcast, Thom Singer is taking over the mic for another career-centered conversation. He is joined by Mark Herschberg, the author of The Career Toolkit, Essential Skills for Success That No One Taught You. Additionally, Mark is a CTO, an instructor at MIT, and a speaker. Together they discuss the importance of taking ownership of your career path, how to find the next right move your career, and how to develop the skills that every employer is looking for in their next employee. On today's podcast, you will learn: Developing critical career skills No one is taught the essential soft skills that employers are looking for, so it is necessary to develop them on your own. A career plan can help you recognize and achieve your target goals. Recognizing what you don't know can help you get started. 4 steps to develop your career plan First, identify where you want to be at a specific endpoint. Second, clearly define the elements of the job or goal you are working to achieve. Next, ask other people for information about any required skills. After determining what long term skills you need, backtrack to identify the intermediate skills that will get you there. What if you don't know what you want? Understand that there is so much more to any job than what you might think it is. Ask as many people as you can about the ins and outs of a position. Pinpoint the elements of work that excite you, and then look for jobs that fit your preferences. Consider looking outside your industry to learn more about job opportunities. Reach out to those who have already done the work in an industry and allow them to help you along your way. Overcoming common career plan pitfalls The plan does not have to be set in stone- prepare to adjust as needed. Regular check-ins will help you stay on track. Set a recurring six month reminder in your phone to “think about my career”. Value small changes- they can have a major impact over the long term. Engaging others in creating their career plan Don't discount your peers and other people who can also benefit from this exercise. You don't have to only look to those that are further along in their careers for advice. Develop mastermind groups to share ideas with like-minded people. Encourage groups within your company, but don't stop there. Don't wait for the experts to come around- you can learn from your peers now. Managers need to help their team focus on career planning regardless of whether it's within the company or not. I thought I knew what developers needed, but then I met over 200 people online to learn what unlocks their career. The results were surprising in some ways, and not in others. The first thing I learned was that having a plan for your career in software development is something programmers aren't getting enough help with. When I would need a new job, I often took the first reasonable offer instead of having more purpose. It seems other developers are treating their career the same way. The second thing I learned was that developers need more help getting a new job. They treat LinkedIn like an online resume when it's not. LinkedIn is a social profile for your career in software! Software engineers, programmers, data scientists, and other types of developers often have too many languages and technologies on their resume over time - and this bleeds into LinkedIn. I like to help them redo their profile to be more focused on their human side - and learn better techniques for networking to find the best job. The third thing I learned was that developers are suffering from burnout in their career in droves. I've actually had a company pay me to help their lead developer recover from burnout! Recovering from burnout is more than a better diet, exercise, or having a therapist - though people who come to me for help with burnout often already have one. You need help with setting healthy boundaries with your employer so you can be a healthy software developer! The fourth thing I learned unlocks the career of IT professionals in software development and engineering jobs is earning respect and getting recognition from their colleagues. Sometimes there's a difficult person they're dealing with who's a narcissist or just has unrealistic expectations. I use some of the techniques I've learned in IT consulting to help them appeal to the desires of the person they're frustrated with. Once they start earning trust and resetting expectations - rewards and promotions should follow! The fifth thing I learned developers really need to unlock their career is becoming more common. Most of the over 200 I met online were at least considering going into freelancing or IT consulting as a way to work for themselves. Showing developers that the paperwork and administrative tasks needed aren't as bad as they think is something I love to do. I would never go back to being an employee unless I had to at this point. I love being able to pick my own IT consulting clients. The sixth and final thing I learned developers really need in their career is to start using a new tech stack, cloud or data science platform, devops technologies, or maybe switching from a business analyst or product management gig into being a scrum master. Don't hit the books, and waste time on algorithm crunching sites like Hackerrank and Leetcode. Build confidence through having a better relationship with people who might interview you, and have great examples of work.
