Women in the business world face unique challenges, especially when it comes to negotiating their worth. From unequal pay to lack of representation in leadership positions, women often struggle to reach their full potential within the workplace. This is why understanding the gender differences in negotiation propensity, execution and results is so important for women regardless of their career. It's been quite some time since we've discussed gender differences in negotiating. In fact, we have to go back to episode 31 with Cindy Watson for the last time we discussed this important topic. So, I'm beyond honored to be discussing this topic now with one of the most influential women in business today. Wies Bratby is the Chief Enthusiasm Officer of Women In Negotiation, where she helps professional women learn how to negotiate for what they want, need, and deserve in their careers. Since July 2017, hundreds of professional women have increased their salaries by an average of over 49%, transforming their careers through her online group coaching program. WWOWD: WHAT WOULD OTHER WOMEN DO? An anecdote Wies shares is that of a “shady” real estate case her law firm was handling when she was 25 years old. She took many issues with and didn't understand most of the things happening in those meetings; and her seniors would just explain it as “this is just how it works”. To that, she played up her inexperience, her age, and even her gender to a degree in that she would often question every step, asking the veterans to explain to her in simpler terms. This exaggeration of her lack of experience paired with gendered stereotypes proved to be beneficial to Wies through her career. That tenacity and forwardness, however, is something Wies admits she doesn't think other women would do in her position. While she's certainly not encouraging women to go to these lengths in their negotiations, she is encouraging them to lead into their negotiations with the understanding there will be biases set against them, and to overcome those biases with confidence in what they're good at, and tenacity to push for what they deserve. EGO, NEGOTIATIONS, AND VALUE OF SELF A topic I discuss frequently on the DealQuest Podcast and blog is not leading with ego. Ego is one of the largest pitfalls in business, in my opinion. I won't purport that I did any type of scientific study, but I will say I do see this triggering of ego in business much more frequently with men. Through all my deals in the last 35 years, I've seen that ego is the biggest obstacle for men, whereas for women it tends to be not owning and expressing their value enough. A large part of this is due to marketing and social conditioning. The goal for many big advertising campaigns is to make you feel like you're not good enough, and the only way you will be able to be good enough is to have what they're selling. This is especially true for advertising directed towards women. Women are constantly being conditioned into thinking they're not good enough, but Wies wants them to know that this is untrue, and they should own and show their value, of which there is plenty. The research proves it: Women tend to be better negotiators when negotiating on behalf of someone else, whereas men may have an advantage when negotiating for themselves. This makes sense because women are raised from a young age to prioritize the needs of others over their own. This tendency is especially evident when women negotiate for themselves versus negotiating on behalf of someone else. It also explains why women tend to be more proficient than men in negotiations conducted on behalf of someone else. Our discussion goes much more in depth of these many psychological and societal practices, especially this life-long conditioning, and how it plays a vital role in the difference between men and women in business negotiations. THE COST OF LOSING AN EMPLOYEE There are many reasons a person quits a job. The general top reason is clear – They're not being paid what they feel is what they deserve. Other reasons include: Not feeling valued within the team Not feeling heard by superiors Feelings of replaceability Feelings of expectations or role responsibilities being far too demanding For women, their reasoning for leaving a job usually isn't about pay. Statistics show that women leave their jobs more often due to having to work two- to three-times as hard as their male counterpart does. Regardless of the reason, losing an employee is costly to a company, and this isn't what's discussed often. Research shows it costs a company between 100% and 400% of the employee's annual salary to replace them. ALL WOMEN SHOULD NEGOTIATE THEIR WORTH The discussion of gendered differences in negotiating doesn't end with establishing that societal expectations play a role, that's only the beginning. The next step is women need to be educated and supported on breaking through societal expectations and biases, and taught they are as valuable as their male counterparts. This involves a deprogramming of thinking, in a sense, which is precisely what Wies aims to do for women. Part of Wies' 10-week online coaching program includes what she calls, “the unshakable self”. It's a lot of hard work of digging into oneself to not only learn how to negotiate their worth in the terms of salary, but also evaluating, as Wies says, “if I'm sitting in the right seat on the bus.” This intensive program is designed to allow women to not only learn to speak to their value confidently, but to also sharpen their negotiation skills, do the hard self-work, and become life-long homework that produces consistent success through confidence. Scott Luberto is the co-founder and head of product at Atlas Navigator. His official title, however, is the Chief Enthusiasm Officer — aka CEO. I hired Scott’s firm a few months ago to help my company, improve upon our quarterly and annual reviews and to help us support our team members’ professional and personal growth. Join us on this episode of Relative Profitability as we talk about performance management systems! Highlights from this episode What is involved in the process of competency modeling? [1:25] What is a performance management system? [3:06] Defining excellence and understanding what that looks like [5:14] From assessment numbers to action [9:19] How to tell if you have engaged employees [12:23] What is a performance management system? Essentially, a performance management system helps people have a good understanding of where they currently stand with their skills and where the business is trying to go, so they can know where they fit in. It’s also about having a good conversation and improving communication. First, we must understand what skills are needed for each role in the business. What does success look like for any given job in the organization? Secondly, there will be a review process. Not only will there be a review from me, but there will also be a self-assessment and in some cases, a peer will assess them as well. Once roles are understood, success has been clearly defined, and assessments have been done, we can then connect the dots by assigning action items to help team members get to where they need to be. Listen to this episode for more on the topic of performance management systems! What does it mean to define excellence in your organization? According to Scott, defining excellence in your organization means establishing the rules everyone will be playing by. It’s asking yourself, “What does ‘great’ look like?” To take it a step further, what does “great” look like for beginners, for someone proficient, and for someone that is an expert? To gauge competencies, everyone must know what is considered excellence, so they’ll know what to strive for and what to measure themselves up against. Basically, they won’t know what they don’t know. It’s not necessarily an easy process, but what is the alternative? The alternative is having team members that have different ideas of what they should be striving for — which is not good. Listen in to this episode to hear more about defining excellence when it comes to a performance measurement system. From assessment to action: Helping team members get from where they’re at to where they need to be. Once excellence has been established, and competencies can now be measured, this is where the fun part comes in — in my opinion. As entrepreneurs, we have the opportunity to reframe the conversation of performance assessments. It doesn’t have to be a rigid assessment. We don’t have to hit our employees over the head with a hammer. Instead, to quote Scott, “If there's a hammer it's to build you up with, not to tear you down.” I couldn’t agree more. It’s all about the opportunity for growth and becoming a better person and professional. Ultimately, that’s what’s going to move the entire organization forward. The organization will move forward from getting team members the help, training, and resources that they need to develop themselves personally and fulfill their job role to a level of excellence. Marcel welcomes Dr. Randy Ross, Founder and Chief Enthusiasm Officer at Remarkable, to the show. Randy is a master of cultural transformation who has traveled internationally as a speaker, coach and Fortune 500 consultant, building teams and developing leaders. He has a unique understanding of employee engagement and he offers practical solutions for increasing both team morale and performance in his new book Relationomics: Business Powered by Relationships. Few business books have been written about building healthy relationships in the workplace, even though people and organizations thrive in relationally-rich environments. Randy wrote his book to help leaders use principles that foster good relationships among their teams. [5:09] Marcel asks Randy about the four principles that cultivate healthy relationships. Randy says that these principles are: Intentionality - making relationships a priority; Humility - being honest about yourself with yourself; Accountability - creating continuous feedback loops to get the information you need to grow; Sustainability - leading in a way that deeply connects with your people. [6:15] Randy defines culture as the collective expression of the values, beliefs and behaviors that individuals brings to any endeavor. If we build teams that embrace and embed our values within their very core, it will flow over into our beliefs, which will then impact our behavior. [10:40] The deeper the connectivity within an organization, the stronger the return on equity. [13:17] The great deception is that we can elevate ourselves to our highest potential without anyone else’s influence. This is a lie, Randy emphasizes, because we all have blind spots that other people see but we can’t. We need feedback from others to grow. [18:03] Randy shares three questions people ask themselves before they choose to follow someone: Can I trust this person? Can I count on this person? Does this person have my best interest at heart? [21:47] Humility is just being real: it’s being comfortable with who you are, leveraging your strengths and acknowledging your weaknesses. [28:55] Marcel asks how leaders can practice humility without coming across as soft or weak. Randy responds that humility means that I'm not only comfortable with myself, but I'm comfortable with you. It’s acknowledging that everyone brings their own mix of talents and experience to the table, and that I welcome those gifts. If I lead with humility, I bring out the best in my people and I can rally them to bring more to the table than they take away and create value for others. [32:11] One of the things that breed toxicity in the workplace is unresolved conflict, Randy says. He gives five rules of engagement that help to resolve workplace conflict and build healthy relationships. [35:44] Leading with love is about having someone’s interest at heart. Leaders can demonstrate love by sharing their time, their knowledge, their relationships, and their affection and appreciation. [46:31] Creating open loops of continuous feedback throughout an organization will create organizations that become self-coaching and self-correcting.
