Hello leader, welcome back to episode 190 of the Fierce Factor podcast.  It's your host Kaeli here bringing you an incredible gift of two inspiring and intentional business leaders in this podcast.  Today I am interviewing Katie Speaks and Delaney Poor, Co-founder and Intraprenuer of Beyond Skin Aesthetics based out of Gahanna, Ohio. So a little back story I'll share, I happened to be sitting at the same table as them at a conference this year and the whole table was having conversations about disgruntled employees who were becoming entitled and competitive over the commissions they were earning as providers for sales goals.  And it was this totally unanimous tone that these employees were difficult to work with because they were so focused on earning potential.  And I was thinking to myself “the irony”.  Hire people, show them that the path to success is to be hungry to “sell” and then feel resentful that they are doing their job and expecting what was promised to them. And from across the table these ladies spoke up and addressed the huge elephant in the room confidently saying that “the problem is less about the employee and more about the culture that the business owner had designed by incentivizing through commissions”.  I was so intrigued by this confident statement that I began to ask them about their business, what success looks like for them, what motivates employees without commissionable earning potential, and how do they build culture in their practice AND hit their sales goals. Well, that conversation was so enlightening that I asked them to come and share with all of you here on the Fierce Factor. I really enjoyed recording this podcast with Hugh Gilmore, a sports psychologist working with the British Weightlifting and athletic teams. I first crossed paths with Hugh 7-8 years ago whilst we were both offering different levels of support to the Queens University Sigerson team. On a recent podcast I heard Hugh talk about the comparisons with sport and business in terms of creating culture and a high performance environment. In this episode we cover a lot of territory - the difference in culture and traditions to the theory of motivational interviewing. Hugh talks about how he helped to create a thriving culture in British weightlifting and gives some first class insights into his area of expertise. He has his own podcast 'Eight % Mental' and runs workshops occasionally on these very subjects. He was incredibly generous with his time - we spent 4 hours chatting, most of which could have made it onto the podcast and definitely hope to get him back on before the year is out. This week I welcome Chris Hyland to my podcast.    Chris is a tech entrepreneur that believes technology can be used for good and can dramatically impact the world in a positive way. He is lucky enough that his personal vision matches up with his company's vision at The Happiness Index.   The reason I asked Chris to be on the podcast is to discuss happiness. What does happiness mean? Now in times of Covid19 and beyond? Does happiness equal success? Their vision is #FreedomToBeHuman - organisations that succeed will enable their people to feel like a human ... not a number!   His purpose: To work with organisations to achieve a Thriving Culture. This is achieved when a strong balance is found between employee engagement and happiness.   Chris always enjoyed to look at the psychology behind the ads, following a marketing degree. So he started his own search agency in 2008. For him it was always important to build a company with a great culture, which led him to come up with the idea of the Happiness Index. They always build their first agency on honesty and transparency.    At that business he first tried out the concept of the Happiness Index to understand what employees really want. And the first response they got was to improve personal development and training. For him, the success is down to listening to his employees and customers.   They are taking a neuroscience approach. It’s about how humans act and feel. It is about having a purpose driven organisation and being treated as a human being. Whilst this sounds like common sense, it is still not commonplace in many organisations. And the results are improved productivity and better organisations.    Now, during Covid19, the insights the Happiness Index is delivering for companies, are more key than ever to understand employees. And whilst responses might be more negative due to the circumstances, the main keyword coming up was ‘uncertainty’; everyone is worried about the future. Having that data, and sharing that insight with employees, is key to developing a trusting relationship with staff. It’s about the quality of life and the right balance which is what employees are after. We also discuss different office set ups and how a law firm just cancelled their office for 3000 staff.   The Happiness Index is still doing their annual or quarterly away days, now virtually, to make sure they keep their culture going during these difficult times. And again, he finishes about some stats why happier companies lead to more successful companies. The Collaboration Formula: Affiliation + Association = Collaboration Affiliation (Finding connection where First Impressions matter): the act of engaging or bonding with comes with a need for attachment. Association (Finding fit where Leaning In matters): the act of consorting or joining with comes with a need of inclusiveness. Collaboration (Finding common ground where Shared Values matter): the product of fellowship or community comes with a need of unity.  Affiliation: "Unhealthy cultures create disconnect. Healthy cultures create social bonds." -- Simon Sinek Moral: Affliction based on disconnection will eventually turn into mistrust and disloyalty, but affliction based on a social bond will forever produce management and invite attachment. Association: "He that walks with wisemen shall be wise; but a companion of fools shall be destroyed." -- Proverbs 13:20 Moral: Associating with negative people creates negative thought, and associating with positive people creates positive thought. Collaboration: "Without the sense of collaboration with people of like mind ... life would have seemed to me empty." -- Albert Einstein Moral: The power of all minds fixed on a common cause is endless and fulfilling.  The 2 Types of Associations: 1. Communal Relationships- close relationships in which members suspend their need to equity and exchange, giving support to the member in order to meet his or her needs, and without consideration of costs to themselves. 2. Exchange Relationships- reciprocal relationships in which each of the members keep track of his or hers contributions to the partnership. YIN (cold/fluid) and YANG (warm/dry) and the concept of Dualism: It describes how seemingly opposite or contrary forces may actually be complementary and interconnected in the natural (Alliance) world. "Wheat field is Yang, but once it is harvested, it becomes Yin." "Communal is Yang, but once it is exchanged, it becomes Yin." Nothing is completely Yin or completely Yang. Each aspect contains the beginning point for the other aspect. For example, day becomes night and then night becomes day. Yin and Yang are interdependent upon each other so that the definition of one requires the definition for the other to be complete. Yin (job mentality) relies on Yang (moral aurthority) as Yang (your word) relies on Yin (your effort). There must be balance between the two. A river (the fluid Yin) must be willing to flow into a basin (the dry Yang); and the warm basin must be willing to accept the cold river. The Alliance's Secret Recipe: Job Mentality + Moral Authority = A Healthy and Thriving Culture Job Mentality (Do Your Job): Living up to your expectations by honoring your commitment to work with the Exchange Relationship. Moral Authority (Walking With Maturity): Providing a high character example by promoting a safe environment within the Communal Relationship. That leads to a Healthy and Thriving Culture. The Alliance's healthy and thriving culture is where members feel everything is going to be alright. If you make enough noise someone will hear you. She joins Tom Fox on this week's show to discuss the role of employee wellbeing in a thriving business culture.  Assessing Wellness Many of the concepts and strategies concerning ethical values and corporate culture that Mari espouses, says Tom, are the same that a compliance officer would use. He asks Mari how her company helps clients assess their employees' wellbeing. She describes her two-part process: the first part is the qualitative and quantitative assessment, and the second part is creating a strategic plan to operationalize a culture of wellbeing in the workplace. Wellbeing Is Crucial to Business Success "Wellbeing can serve as a foundational element to the culture of the workplace and to creating business success… You need to have engaged employees to create a sustainable business," says Mari. Wellbeing is physical, emotional and financial; it involves feeling connected to your purpose and to other people. Mari adds, "If I'm feeling more thriving in my wellbeing, then I am more likely to be engaged, to be productive, to be connected to the purpose of the organization and making contributions that are going to make for happy customers, happy colleagues and help everybody achieve their business goals."  Employee Wellbeing Is An Indicator of Organizational Culture Mari posits in her book that employee wellbeing is an indicator of an organization's culture. She tells Tom that culture is the behaviors, norms, assumptions, and rituals within the organization. Purpose and values work together to form culture. If employees feel cared for and that their wellbeing is considered, the culture will be healthy.  Wellbeing During and Post COVID-19 Tom asks how Mari is counseling clients during the crisis. She responds that during a crisis we have to think about things from a different perspective. Stress is the major issue that everyone, no matter their circumstances, is dealing with during the pandemic. We will also have to deal with stress post COVID-19, she points out. My guest today, Bob Andrews, is someone I’ve known for many years.  He is a dear friend and someone I greatly appreciate.  Bob has had an interesting career - working as a teacher, then as a retail store manager, and ultimately building his career in the field of Human Resources.  He was the head HR for Jamba Juice and held various HR jobs at Gap Inc.  Bob is now working for himself, doing something he has always felt passionate about - executive and leadership coaching.   What does Bring Your Whole Self to Work Mean to Bob? Bob says the phrase “Bring Your Whole Self to Work” pushes a few of his buttons. He has been challenged by bringing his whole self at work throughout his career and has worked with others who struggle with being fully themselves and with showing up fully at work. As an example, early in Bob’s career he completed a survey answering each question the way he imagined a strong leader would. He answered in the voice of the person he wanted to be instead of who he really was. Then, after 25 years of experience, Bob took the same survey again. This time, he answered straight from his heart and found that many of the answers he gave were the opposite of his previous results.   Moving Past the Fear After years of paperwork and excel spreadsheets, Bob recognized that he wasn’t being true to himself or his work. He realized the part of Human Resources he loved was working with executives and leadership teams. In order to do this, he would need to create an executive coaching business of his own. He felt a tinge of fear in that being himself wouldn’t be good enough, that he wasn’t prepared to go out on his own and it wouldn’t pay enough to cover the cost of his lifestyle. Eventually, the business world evolved and started putting additional resources into talent development and talent management and Bob started working at Gap Inc. as an Internal Executive Coach, which then springboarded him to his current coaching business.   How Are Leaders Creating a Thriving Culture of Authenticity in the Workplace? Bob says leaders who take care of themselves through holistic practices make better leaders and better communicators. Listening to employees with empathy is a common trait of successful leaders in today’s workplace.
