While the numbers have been improving, CMOs still have the shortest tenure in the c-suite globally. Spencer Stuart data shows CMOs in Fortune 500 companies now have average tenure of 4.3 years against a c-suite average of 4.9 years. But variance is huge: Tellingly, Forrester data shows a 75% variance in average CMO tenure across the industries it tracks, with B2B CMOs recording the lowest average tenure, while B2C record the longest. Across the inaugural Australian CMOs of the Year finalists and winners, a list including both c-suite level marketers as well as heads of marketing reporting into divisional or other c-suite leaders, average role tenure came in at a much lower 3 years 3 months.Yet across submissions, several marketing chiefs cited much longer role and company tenure – and delivered stronger marketing effectiveness case studies for it. Three joined us for the latest CMO Awards podcast, powered by Mi3, to reveal how longer tenure has helped them build trust and pursue bolder, more expansive decisions and work: Intrepid’s former chief customer officer and now president of the Americas, Leigh Barnes, Kennard’s Hire GM of marketing and customer, Manelle Merhi, and Patties Foods’ chief marketing and growth officer, Anand Surujpal. The trio agreed: Tenure has seen them flip the switch on marketing as an ego-centric profession focused on delivering individual results – often, as quickly as you can – to putting the brands and business first. All of them are investing in longer-term opportunities and have the confidence to experiment, fail fast, pick up the learnings and progress. As well as sharpening their commercial aptitude, tenure has also opened doors they never would have found the handle on without embedding themselves truly as leaders within their respective organisations. Barnes, who has been with Intrepid for nearly 15 years and took 14th spot in our CMOs of the Year, has spent the last three years orchestrating a transformation of marketing from 90:10 performance-to-brand mix, to 60:40 in favour of brand. It’s been a huge adjustment but results speak volumes: From a $60.7 million loss in 2021 to a $21.8 million net profit, and a $29 million revenue bump from first-time customers in early 2025 alone. “For me, tenure has enabled me to be real, and that gives me the opportunity to say what I think, say when I'm struggling, say when I don't understand something, be vulnerable. But also, when I'm really confident about something, I can say that with gusto, and the business backs and supports that,” Barnes comments. Merhi, who joined Kennards as head of marketing 12 years ago, was 25th in our CMOs of the Year list for her bold work revitalising the sales team, as well as embedding four key customer personas that are driving growth, including its latest commercial segment successes. Today, every Kennard’s branch and employee speaks the language of customer, she says proudly. “I genuinely believe tenure allowed for the trust, for proven capability, for notches on the belt that make people want to sit, listen and be curious in return,” Merhi says.It’s that willingness to back you that’s also helping Surujpal, an eight-year veteran at Patties Foods, to take recently acquired brand, Lean Cuisine, in a completely different direction. He’s also tasked with taking Four ‘N’ Twenty into international markets.“It's the trust of the organisation that you've got this, you’ve done this before. You know you're going to get a few things wrong, but you're going to get more things right than wrong,” he says. “The relationship between myself, my sales counterparts, my CEO, my CFO, is really strong. Or better yet, how the hell do we start eating like actual grown ups when the world just keeps shoving Pop-Tarts and granola bars and artificially dyed beverages in our faces? Speaking of artificially dyed beverages, did you know that they have a Skittles drink now that I saw? Coach Kim: [00:01:39] I saw it in the grocery store. Coach Jo: [00:01:39] I was like, are you kidding me? My kid was like, I want that. I'm like, no, I said that makes you sick, I told him. Coach Kim: [00:01:46] Oh, really? Yeah. I don't blame you. Coach Jo: [00:01:49] But anyways, let's chat about all this today. A lot of this conversation we need to hear. So honestly, that includes me. Like if I didn't make a conscious effort, my default would still to this day be some variation of gluten free toast, peanut butter, and way too much coffee. And listen, at almost 55, I should fucking know better. Coach Jo: [00:02:22] Right? Like, I have two kids, I run a business, I know how to structure my life, and yet the sheer willpower it takes to not just like eat a handful of goldfish crackers any time of day throughout my house, like, even just as a lunch. But like, if that's just my lunch while running around my house, like, it's just ridiculous. So, like, what is wrong with us, Kim? Coach Kim: [00:02:42] Well, I think we were set up to fail, right? I've told Jo this before. When I had my first two kids, 1992 and 1994, I refer to the 90s and early 2000 as my Oprah years, pre lost in the void of my cell phone era, when I was working outside the home Monday to Friday, and I had four kids between the ages of 4 and 14 and I was where you're at, I was fucking tapped out. And I would come home at night and cook dinner and listen to Oprah in the living room on TV. And the television taught me that McCain's deep dish pizza was part of a well-balanced diet, and that I could absolutely, with certainty, trust everything that had the green check mark on the box. And so between the 80s and 90s, that low fat, low calorie diet culture era and the rise and accessibility of processed food, because you and I have talked about this too before, where when I was a kid, 1974, 76, 78, going through the grocery store, you did not have an aisle, an entire aisle of cereal. You did not. You had a section that might have had Frosted Flakes and Froot Loops, Rice Krispies. Corn Flakes. Muesli. Puffed rice. Puffed wheat. That was it. Like you did not have the accessibility of processed food with all of the marketing that we do now. And on top of it, in the 90s, we were raising latchkey kids, right? Who in that time, it was still okay for kids to get themselves home from school and keep themselves busy until the parents got home. You know, but they developed the shittiest eating habits. And we're just now unpacking and unlearning decades of bad programing every time we pick up a vegetable. Coach Jo: [00:04:35] Exactly like we grew up thinking microwave dinners. Like Kraft Dinner. Coach Kim: [00:04:41] Lean Cuisine. Coach Jo: [00:04:42] Yeah. Hungry Man. I remember there's a couple Hungry Mans in the deep freeze in the garage, you guys will be okay, right? We'll see you tomorrow. And they just, like, leave. And I'd be like, it'd be the best thing ever. And then, funny story enough, me and my cousin, one time we decided to go buy one to have like some childhood memory of it for like later in the day we we ate it and we were like, it was the most disgusting thing. Like the dessert, the apple turnover, the dessert, whatever it was tasted like a pine tree, like smelly thing you'd light in your house. It was horrible. Yeah, it was horrible. But like, and now ...

Podcasters give up because podcasting is more work than they thought it was going to be. They don't have a system in place to produce their show easily and consistently. Podcasters give up because downloads of their show doesn't grow as fast as they thought it would. They don't have a strategy in place to help them grow consistently. And finally, podcasters give up because the show doesn't make money as fast as they thought it would. They don't have a process in place to grow a business with their podcast. DOWNLOADS WITH SPRAY AND PRAY Let's talk about growing your downloads. Many podcasters approach growing their downloads with a spray and pray approach. They try a million things and wonder why nothing works. Imagine you were trying to lose weight. Today, you try cutting out all carbs. Yesterday, you tried riding the stationary bike for 30 minutes. The day before that you didn't do anything, because you got busy. You tried the Atkins diet the day before that. It was walking around the neighborhood the day before that. You only ate Lean Cuisine meals the day before that. Unfortunately, you missed two days, because you were out of town. But you ate nothing but vegetables the day before you left town. You hit the gym for the first time in 3 months the day before that. This has been going on for 3 weeks and you wonder why you haven't lost any weight. When you dabble in a variety of tactics, nothing seems to work. But when you focus on a few select tactics and work consistently, you have a better chance of experiencing results. But, we're getting ahead of ourselves. Before we can talk tactics, we need to talk fundamentals. YOUR POWERFUL WHY Why do you want to grow your downloads? A powerful "why" can be inspirational to you and your tribe. Podcasters give me many reasons they want to grow their downloads. It could be to spread your message. Maybe you want to build your authority. Growing your downloads can help you grow your business or market your goods and services. Maybe you want to grow your downloads so you can be a thought leader. Or you're creating a home base for your tribe to find you. Growing your downloads could help you have more impact in the world. Maybe you want to generate more revenue or have a bigger and better reputation. There are many reasons you might want to grow your podcast downloads. And all of these reasons are valuable and worthy. But you can't choose all of them. You need to select a reason that is meaningful to you. The reason must stir the fire inside of you and inspire you. Your why can't be for anyone other than you. When you have a why that stirs you in a special way, it will be much easier to execute your growth plan consistently and effectively. REASONS YOU DON'T Once you have your why, you need to understand the reasons podcasts don't grow. Your downloads may not be growing, because you are not getting in front of new listeners. Find people who are not aware of you and invite them into your world. Greg Payne hosts the Cool Grandpa podcast. His show was featured in an article on grandparents in the New York times. His downloads nearly doubled overnight. When you find pools of your ideal listeners who aren't aware of your podcast, you can tap into that community to really help your downloads grow. The next reason you may not be growing is because you are not keeping current listeners coming back. If you are bringing in new listeners but not keeping them coming back, it's like putting water in a bucket with holes. The bucket never fills. Give people on your email list and your social media followers a benefit of listening to the show this week. Effectively tease next week's episode. Your downloads may not be growing because there is nothing unique about your show in your niche. Share your story and personality to stand out from the rest. Finally, your podcast downloads may not be growing because you are not getting people to actually listen. Downloads are not enough. If people don't actually push play, the podcast will stop downloading for them. HOW MANY DOWNLOADS? What does growing your downloads look like? How many do you actually want? I recommend you focus on quality over quantity. Having an audience of 100 who want everything you offer is much more valuable than having an audience of 1,000 who are only superficially interested. Imagine if you could get on stage in front of 100 people every week and make offers to them. How valuable would that be? That is the power of your podcast. Quality over quantity. Each month, Libsyn shares data about downloads on their podcast The Feed. Last fall, Libsyn said median downloads for shows that have been available for between 30 and 60 days was 139 for shows hosted on Libsyn. That median if you stack all the podcasts largest to smallest, the one right in the middle is the median. 50% have more downloads and 50% have fewer. The adjusted mean (or average) is 1,346. It is adjusted because they throw out top half percent and any show that has 3 downloads or fewer.Only 6.9% of all podcasts on Libsyn had more than 5,000 downloads in the month. Keep your downloads in perspective. Find the right listeners and serve them well. WHERE TO START There is a process to growing your downloads. When you follow this strategy consistently, you can grow your show. First, start growing your downloads by identifying your ideal target listener. Know everything you can about that single individual. Next, determine where those people hang out online. Who already has the attention of those people? You can't attract them if you can't find them. This is the reason you can't attract everyone. It is incredibly difficult to find everyone online or determine who has the attention of everyone. Once you've found them, get in front of those people. Engage those people with your story and personality. Build rapport. When you are in front of them, provide those people a reason to get on your email list. I know it sounds odd. Why don't we invite them to listen to the show? If they listen and don't come back, you can't reach them again. When they are on the list, you can contact them again and again until they unsubscribe. Now that they are on the list, nurture your list and encourage those people to listen to your show. Give them a real reason and benefit. Spend 30 minutes a day following this strategy and growing your downloads. HOW TO GET IN FRONT OF THEM As you implement this strategy, there are a variety of way to get in front of new listeners. You can get interviewed on other podcasts. Swapping email mentions with other podcasters can be effective. I like appearing on summits. You can create a crowdsourced episode full of other experts who can share the episode with their followers. Speak at events to get in front of your ideal listeners. Providing value to masterminds has been effective for me as well. As we talked about earlier, don't try everything. Select two or three and focus with consistency. This weekly podcast dives into subjects concerning: body image, emotional eating, mind-set, and healthier living. Learning what you are capable of Before sharing her story, Abha empathetically speaks to parents, especially mothers about the struggle that comes with parenting, and how sometimes they neglect to see their own abilities and strengths. She reminds listeners that they are capable of doing great things, whether it is taking care of their health, or even making time for themselves. Sharing when you're on the other side of the rainbow Both of Abha's parents emigrated from India, and she describes the pressure that comes with being a child with immigrant parents, where there s a need to work really hard, especially when it comes to your academics. Knowing that your parents or grandparents immigrated for better educational opportunities. Her mother cooked a variety of foods, with some being very carb heavy, so when she was younger, Abha dealt with fluctuating weight issues. By the time she was nine or 10 she got teased, and this continued through most of her childhood and teen years. She also wore a back brace for scoliosis, which excerbated things. “Okay, I can try this!” Steps towards Healing As she got older, Abha began to take charge of her life in a definitive way. She began to read health magazines, ripping recipes and workout tips from them that she could utilize in her day to day. She would go to Marshalls and find indoor workout VHS and DVD's. It became fun for her, and she felt comfortable working out this way because she didn't have to worry about anybody judging her. She was still triggered by what she had experienced on the playground when she was younger. Even the small change can make a big difference Abha was able to maintain her healthy in Detroit during her pediatric residency. Despite the long hours, Abha was able to balance her diet by making better food choices. Instead of Lean Cuisine with all the artificial preservatives, she traded those meals in for Trader Joe's bowl that had more whole ingredients and fewer preservatives. What 10,000 steps will really get you! Abha began to learn more about the benefits of walking and she learned that 10,000 steps was a marketing strategy that originated from Japan. A study in the Journal of the American Medical Association, found that at 4400 steps per day, women had significantly lower mortality rates compared to least active women. If they did more, their mortality rates continued to drop until they reached about 7500 steps, at which point the rates levelled out. Changing the language around food Abha and her husband have made considerable efforts to change the language around food in their home. She is careful about using the words “Good food, or bad food,” around her daughter. If she is making non-restrictive changes in what she eats, she will just do it, but not explain it, especially when her daughter is around. He won two--in classic pentathlon and decathlon. In addition to his Olympic stardom, he was also a major-league baseball player, co-founder of the National Football League and even pro basketball player, a stunt performer, and Hollywood character actor. Jim was a Sac and Fox Indian, and when he died in 1953, his funeral was held where he was born in Shawnee, Oklahoma. Then his third wife Patricia made a deal with Mauch Chunk to have his body interred there. Jim's son Jack filed a lawsuit in 2010, but it was unsuccessful. Jim Thorpe's body remains in a Pennsylvania town he never visited. A thing I meant to mention about the Molly Maguires that I didn't actually get to was that it was entirely run by the private sector. The corporation that hired the detective agency was private, and a private police force arrested the defenders, and they were prosecuted by private attorneys for the coal companies. In the U.S., the homicide rate went down each century since the 1700s. However, there was a peak in homicides in the 1960s - 1900s, with a steady decrease afterward.
