In this episode of the Work in Progress podcast, Brian Peckrill, executive director of the William G. McGowan Charitable Fund, and Johnny C. Taylor, Jr., president and CEO of SHRM, join me in a discussion on how an ethical leader can foster a strong culture of integrity and inclusion from the top of the organization to the bottom. For the past three years, the McGowan Charitable Fund and SHRM have partnered to present the Ethical Leader of the Year Award to a CEO they believe embodies the belief that principles and profits are not incompatible. "There are great leaders out there in the world who are making business decisions that have both great financial impacts, but are also mindful of their stakeholders, their customers, as well as their workforces," says Peckrill. Peckrill says there are six core competencies that make up an ethical leader – character, integrity, accountability, empathy, self-awareness, resilience, and courage. "Leaders need all of these. Sometimes they need different qualities at different moments, but to really put forth a leadership practice that doesn't just benefit the financial performance of the organization but pushes the organization forward and serves its people, (leaders) need all of these values." He adds that CEOs that embrace these values are transforming both their organizations and society. SHRM's Taylor agrees and says without strong ethical leadership at the top organizations can struggle. "It's because the culture is not one that makes clear that ethics is the way we do business. When you think about ethical cultures, it is both a treetop and a sort of ground-up grassroots effort to get this right. We need every employee, and we need all leaders. And we do this right, then we have business cultures that are successful and ethical." He says there's a right and a wrong way to do business and the ethical decision is one that we've got to make sure that we teach our colleagues how to recognize. This year, McGowan and SHRM presented the Ethical Leader of the Year Award to Marvin Ellison, president and CEO of Lowe's. Peckrill says Ellison was an easy choice based on how, under his leadership, the company has invested in its workers and the communities it serves both during and after the COVID pandemic. In this episode of Work in Progress, I'm joined by Johnny C. Taylor, president and CEO of SHRM – the Society for Human Resource Managment – from their annual conference held last week in Las Vegas. There was a lot of talk at the annual conference about skills-based hiring and skills training, notably from guest speaker former president Bill Clinton and from the SHRM leadership, including Taylor. "We shouldn't require a college degree if the job doesn't require it. There are a lot of benefits to going to college that go way beyond economics, but we shouldn't make our economy less efficient by lowering workforce participation when we have 10 million open jobs," President Clinton challenged the in-person audience of 21,000. That's a message we have been hearing a lot lately in workforce development, so I took the opportunity to ask Taylor a question that I have been thinking about: If you don't use a college degree as a proxy for what a job seeker knows, how does an HR professional screen for skills and talent? "It's really hard and it's time consuming. It's not efficient. Part of the degree requirement was it was efficient. I could weed out people who didn't have it. A proxy for smart was what the degree was. Well, now that means HR's got to go back to the fundamentals, and that is interview people," Taylor tells me. He says that those HR managers need to ask questions that show just how curious and smart an applicant is. "We need smart people. Smart doesn't mean you went to Harvard and have a college degree. Can you figure things out? During the interview process, HR people are trying to figure out how does your mind work. I'll ask you questions. How can you solve problems? And are you curious? That's real big," Taylor says. He adds that being a team player and having the willingness to work hard are equally important. "There's nothing that you can communicate better during an interview to a hiring manager more than the fact that you're willing to work and you're going to work hard at it and work smart. If applicants will get that across – hiring managers, if you're looking for those things – we can almost train anyone to do anything." And that brings us to the next big question: How do employers attract and retain talent? "One of the issues that's top of mind right now is training and development. Given that 50%, even as much as 70%, of the jobs that exist today won't exist five years from now – or will be so meaningfully reconstituted that they won't exist – if we are not investing in our employees' professional development...then employees will leave because they're going to go where they can get the talent to remain competitive for decades," says Taylor. He the companies that are succeeding in attracting and holding onto the talent they need see upskilling and reskilling as essential, and they are offering education benefits to their workers as part of their benefits package. "The first thing that companies are saying is, 'This training is for both of us. It's not just for you and it's not just for us; it's for both of us. We have to give you skills that will make you competitive in a rapidly-changing economic environment, and you need them just in case things don't work out here and you need to go somewhere else. Even if you leave me, it's yours.'" Taylors says this is important because America has a worker replenishment problem and it's everyone's problem. "I often say this, America is browning and graying at once. We just don't have enough children out there ready to be the future workforce so we've got to get people to remain in the workforce longer and we've got to ensure that they have the skills to remain in the workplace longer. It doesn't matter that you want to be in the workforce, and that you need to be in the workforce, if you don't have the skills that we need. And that's the problem. "We've got 165 million jobs. In this episode of Work in Progress, SHRM president & CEO Johnny C. Taylor, Jr., joins me to discuss the movement toward skills-based hiring, how hiring managers and employers are navigating this shift, and what job seekers can do to increase their chances of getting hired. In my conversation with Taylor, we discuss how employers and hiring managers can better signal the skills they are looking for in a particular job and how job seekers can better tell the story of the skills that they have that match the employer's needs. "There's a paradigm shift, to your point, from the resume and the degree being a proxy for smart and capable and having the skills. We're in the middle of a level of transition that we've never seen in such a short period of time, in the workforce. Hiring managers are trying to keep up with it," says Taylor. "We are relying very heavily on feedback from the customer, and the customer would be people who are actually interviewing for a job. I want to know who's showing up. What's the language? How are they describing themselves and their skills and qualities and characteristics?" he adds. Taylor says many of the questions during the job interview are now about what the job seeker is technically capable of doing. "I'm looking for someone to tell me what they've done, when they've done it, what were the results. You've got to leave that interview making me know that, when I hire you to be a technical writer, that you can actually write. I don't care about what school you attended. I don't care about your degrees, at all. Can you do what I'm hiring you to do? "The most important thing you've got to do is to become a storyteller, even if you're not great at it. Storytelling is going to get you the job," Taylor tells me. The conversation also touched on many other subjects, including the importance of credentials, older workers, and diversity and inclusion. In this episode of the Work in Progress podcast, Johnny C. Taylor, Jr., president and CEO of the Society for Human Resource Management—better known as SHRM—sits down with me at the ASU+GSV Summit 2021 to discuss upheaval in the workforce, the questions hiring managers and employers want answered now, and the issue that makes him want to climb onto his soap box. An Unprecedented Period of Adjustment "We're in the middle of a level of transition that we've never seen in such a short period of time in the workforce. There's a paradigm shift from the resume and the degree being a proxy for smart and capable and having the skills, to a different world where maybe (qualification for a job) doesn't show up in a bachelor's degree or a person with a graduate education, it just shows up. "Hiring managers are trying to keep up with it, and it's tough. That's the only way I can describe it." Taylor says hiring managers are relying heavily on feedback from the people who are actually interviewing for a job. "I want to know who's showing up (and) how are they describing themselves and their skills and qualities and characteristics. I don't mean to dance around it, but it is really difficult. I've been at this work now 25 years in human resources, and let me tell you, even I'm a little flummoxed at times." Tell Me Your Story According to Taylor, that means hiring managers now want job seekers to not only describe your technical competency, they want you tell them who you are, what you've done, and what kind of results you've gotten in the workplace. And you can't get all this simply from a resume, he adds. "The most important thing you've got to do is to become a storyteller, even if you're not great at it. Think about it. We don't allow people to say to us, 'I'm not good at this, so trust me.' You've got to get good at it," says Taylor. "(You've) got to be able to convince me that, 'I'm agile, I'm flexible. I'm a lifelong learner.' Anyone can put those three words, those phrases on a resume, but if you give me a story, you tell me how you're agile, you tell me how you have been flexible, give me examples at its core, storytelling is going to get you the job." Taylor acknowledges that it could be difficult for some people to become a storyteller, but he emphasizes that in this new work environment it is crucial. "They've got to commit themselves to it. I wish I could tell you there's a magic way to do it, but long gone are the days when a degree that you got 20 years ago matters to us. It doesn't. Because the world changes too much in a 20 year period. Heck, it changes a lot in a five year period. So more and more, you've got to be able to evidence that you can change with the times, because the one thing we know that's constant is change." Ageism in the Workplace This brings us to the question of the midcareer worker who might have lost their job and are now trying to find their way back into the workforce. "We openly discriminate against people in the workplace based on age," states Taylor. "It drives me nuts. It is personally—when I get on my soap box—it's that point." "Ageism in the workplace is one of the biggest, most tragic forms of discrimination in the workplace. We have to address that head on and sensitize people to the fact that—if you keep waking up—one day you too will be 50, and therefore you have to, 25-year-old, understand that this is in your best interest to change the narrative and the way that people think about it." Taylor goes on to say it is up to CEOs, like himself, to establish that diversity, equity, and inclusion isn't just about race, gender, or national origin, it includes age. "We 've got to broaden the definition so that it encompasses everyone. Opportunity for all. It starts with the CEO and boards, we've got to say, diversity is not a program and an initiative, it's the way we do business here." The conversation was insightful and engaging,

In this conversation, Johnny reflects on his College experience, being the first-generation in his family to attend, and the importance of helping young people get “entrance into the game.” He explains how the higher education landscape is continuing to change, with 2020 being a symbolic year for race relations in the US, some of the bias is going away but the country still has a way to go. Lastly, Johnny describes the mentality needed to achieve the American Dream, and how in his opinion, education always pays off.

Let’s Fix Work Episode 71 This week I get to introduce you to a dear friend of mine, Victorio Milian. Some people refer to him as the most disruptive man in human resources. Is that hyperbole? Is that true? Well, on the surface, Victorio is a human resources consultant, a father, a husband, and a volunteer.  He also is a hobbyist photographer. So yes, he's got a normal life. But he is also the founder of a movement called #fixitSHRM. SHRM is the Society for Human Resource Management. Why does it need to be fixed? Well, that's exactly what we're talking about today. What would you do if an association that represents you starts to behave in a way that you don't agree with? Do you stay with it? Do you leave it? Do you speak up? What happens when you try to reach out to the leadership and they don't respond? Victorio was faced with this dilemma, he made his choice and the #fixitSHRM movement was born.  I will let you decide whether or not you believe Victorio is in the right or wrong. SHRM's President and CEO Johnny C. Taylor Jr. has made several changes since taking the helm at the beginning of 2018. This podcast features a wide-ranging conversation with Taylor at the SHRM 2018 Conference and Exposition in Chicago on key challenges affecting HR professionals today. Chief among them is the oft-voiced complaint that, too often when people go to HR, nothing happens. "A lot happens, but people just don't know it's happening," said Taylor.
