Women are underrepresented in leadership roles. According to Harvard Business Review, only 3% of Fortune 500 CEOs are women, and just over 5% of executives in Fortune 500 companies are women. The Women Presidents' Organization, or WPO, reports that only 3% of women-owned businesses gross over a million dollars a year, worldwide. Historically, men are looked to lead. There are some great examples of female leadership throughout history – Joan of Arc, Ruth Bader Ginsburg, Margaret Thatcher – but we hear about them because they were the exception, not the rule. Today I'm chatting with my good friend Andrea Heuston, CEO of Artitudes Design, and we talk about why women haven't been seen as leaders, challenges they face, and ways they can find success. We also dive into how younger women and girls can now be inspired to become leaders because, as Andrea puts it, "There are no barriers anymore, women aren't seeing the glass ceilings." From her shared and learned experiences, she knows firsthand how marginalization stifles, but elevating each other sparks growth. Female Leader | From the Ground Up Peggy McHale is a serial entrepreneur, growth guru, and renown female leader in the consulting industry where she built her business, C2G Partners. Peggy is the co-author of Black and White Strike Gold: Practical Nuggets to Grow Your Business, and she serves on NJIT's Undergraduate Research and Innovation Board and The Women's Center for Entrepreneurship (WCEC) Board. She has a long list of accolades and accomplishments, but the recent sale of her business was one of the most significant milestones in her career. The emotional and logistical challenges of growing and selling a business are greater than most could imagine, but they provided Peggy with invaluable lessons that made her the leader she is today. She joined us to share some of them and explain what it took to achieve success as a woman in the marketing industry. Built to Sell Prior to becoming an entrepreneur, Peggy built a successful career as a female leader in corporate America. However, when 9/11 took place, the global economic impact forced Peggy and thousands of others into unemployment. Instead of looking for a new job, Peggy decided to pursue her dormant goal of starting a business, and she entered the consulting industry after discovering a widespread need for interim expertise. She and her partner built a business plan, tapped into their networks, and softened the market so they could hit the ground running when they launched C2G. One-by-one, Peggy built a team of elite experts and grew the company to 150 employees before selling—but it did not come easy. Making Difficult Decisions One of the most challenging parts of being a female leader is making difficult decisions swiftly and effectively. Since her business plan incorporated an exit strategy from the beginning, it meant she had to constantly make difficult decisions to stay on course. The greatest cost for a consulting business is labor, so when the recession hit, Peggy had to cut people based on revenue generation alone. And when she sold, she had to deal with changes in loyalty and attitude after the new owners came into the picture. That was a difficult scenario heading into the recession because there was nowhere to cut. With no options left, Jennifer decided to hire. She doubled the company size and increased revenue by 70%. She invested in her brand, her people, and her technology while everyone else was doing the opposite. The only way to preserve your core values and culture is by doubling down when the going gets tough. That is exactly what Jennifer did, and that is the type of leader she will always be.

However, too many companies believe that hiring a “diversity professional” is enough to make their workplace up to par. As a female leader and mother in a diverse family, my good friend Nancy Lyons recognizes the shortcomings of many businesses and has devoted herself to providing solutions. It's not enough to put in a “diversity initiative” and hire more women, people of color, and members of the LGBTQ community. Nancy stresses how imperative it is that companies create an inclusive environment that fosters diversity. This is especially true for the technology industry, where the vast majority of employees are white and male. Something needs to change. An issue Nancy has with HR departments is their desire to keep everyone feeling safe and comfortable. When it comes to making companies more inclusive, comfort is the enemy of progress. Nancy's consulting is centered around having tough conversations with companies. She teaches HR departments about being an ally to all different classes of people, from transgender people to Muslim people to people of all different races. This means knowing how casual conversations and office politics affect diverse populations and what can be done to mitigate those barriers to inclusivity. An Ally in Work and Life Nancy revealed to me a truth that a lot of us probably know, but not a lot of us admit: being an ally isn't about us. We shouldn't pat ourselves on the back when we think we've done a good job of being an ally. The people we're trying to support should get to celebrate and cherish us as allies rather than watch us parade ourselves around as champions of diversity. While female leaders face a steeper fight than their male counterparts, a lot of us are still unaware of the issues that more oppressed groups deal with on a daily basis. Nancy is a member of a diverse family, and her perspective is particularly valuable for all people wondering how they can be allies. Nancy and her wife raise their adopted son, who is African-American, and have been exposed to the dangers in the world that their son will face. They've had to raise him to be especially conscious of everything he does, from how he talks to people to how he acts in public to the fun things he's allowed to do. It's horrible. But our society treats him differently, and it shouldn't be that way. A huge action step Nancy has for all of us is recognizing how little we understand. Even as a member of a transracial family, Nancy was not prepared for the challenges she faces raising an African-American son. Acknowledging our own shortcomings and being available and open to learning more about the struggles of marginalized groups is one of the best things that all of us can do. Keeping Stable Female leaders and entrepreneurs have stressful lives already, but to add in the responsibility of this very special kind of parenting would be enough to burn a lot of us out. Nancy has trod the path for us, luckily. She has plenty of ideas on how to make the journey easier. If you're raising an only child, pay close attention to how stable your marriage or relationship is. Make sure your child knows they are heard and valued. Have the tough conversations and resolve the issues. Don't go to bed angry. When it comes to being a leader, Nancy draws her inspiration from those around her. She surrounds herself with motivational people, people in the Women Presidents' Organization, and people she wants to be like. Above all, she understands that losing is just as much a part of life as winning. And although her productivity switch is always on, she makes time to close her laptop, spend time with her family, and just be. That's the best thing you can do.

Mindy knows this is especially helpful advice for women in business. This revelation came to Mindy when she awoke one morning to find three EMTs standing over her bed. Her husband informed her that she'd had a seizure, and she was transported to the hospital for an examination. Mindy found out she had a benign tumor the size of a potato occupying her skull and pushing on her brain. Her neurologist informed her that upon removal of the tumor, her brain would begin regrowing to occupy the space. After successful surgery and recovery, Mindy realized how quickly life goes by, how drastically it can change, and how important it is to remove clutter and enjoy the things you have.
