Ever feel completely burned out—exhausted from loss, grief, the grind of life and ministry, and that deep sense of disconnection from your purpose and from God? You're not alone, and there's real hope on the other side. This week on the Known Legacy Podcast, the guys welcome back their friend Mike Weaver, lead singer of Big Daddy Weave. Mike vulnerably shares his raw journey through one of the darkest seasons of his life: navigating overwhelming burnout, profound grief after losing his brother and bandmate Jay, the weight of ministry demands, and feeling spiritually and emotionally disconnected. But this isn't just a story of pain—it's one of restoration. Mike opens up about how God met him in the brokenness, reignited his purpose, and brought healing that allowed him to step back into life and music with renewed passion and hope. If you're in a season of fatigue, questioning your calling, or grieving losses that have left you feeling far from God, this conversation will remind you that burnout doesn't have to be the end—it's often where true restoration begins. Tune in for honest encouragement, biblical insight, and the reminder that God can redeem even our deepest disconnection. Check out Mike's powerful music and the latest from Big Daddy Weave at bigdaddyweave.com—songs like "Redeemed," "The Lion and the Lamb," and tracks from their recent projects carry the very hope he talks about here. Reimagining Work at Scale: Manuel Smukalla on Skills, Dynamic Shared Ownership, and the Future of Bayer

Manuel Smukalla, Global Talent Impact, Skills Intelligence, and Systems Lead at Bayer, joins Workplace Stories to unpack one of the most ambitious organizational transformations underway today. As Bayer confronts significant market, legal, and profitability pressures, the company has taken a radically different approach to how work, leadership, and talent are structured, rethinking everything from management layers to career progression. In this episode, Manuel walks through Bayer's shift to Dynamic Shared Ownership (DSO), a decentralized operating model built around networks of teams, 90-day work cycles, and leaders who coach rather than control. He explains why skills visibility became a foundational requirement for this model to work and how Bayer is using skills data to democratize opportunities, improve talent flow, and fundamentally rethink careers inside a global enterprise. You'll hear how Bayer reduced management layers by more than half, redesigned leadership expectations through its VAC (Visionary, Architect, Catalyst, Coach) model, and moved toward a culture where employees are empowered, and expected, to own their work, development, and impact. You will want to hear this episode if you are interested in...[01:01] Why Bayer embarked on a radical organizational transformation.[04:30] What Dynamic Shared Ownership really means in practice.[06:55] Moving from hierarchical structures to networks of teams.[10:40] Why skills visibility became a critical business problem.[14:05] How 90-day work cycles change accountability and outcomes.[18:10] Building organizations around customer problems, not functions.[21:15] Launching skills profiles as a starting point, not an endpoint.[23:00] How Bayer's talent marketplace democratizes opportunity at scale.[27:00] The three pillars of a skills-based organization.[33:00] Rethinking careers, performance management, and feedback.[43:10] The VAC leadership model explained.[52:30] Measuring success in a decentralized organization.[53:45] Advice for organizations considering similar transformations.Dynamic Shared Ownership: Redesigning How Work Gets DoneAt the core of Bayer's transformation is Dynamic Shared Ownership, an operating model that replaces traditional hierarchies with flexible networks of teams. Manuel explains how Bayer reduced its management layers from thirteen to six and reorganized work into 90-day cycles focused on clear outcomes. After each cycle, teams reflect on what worked, what didn't, and whether the work should continue at all. This approach decentralizes decision-making and forces a shift away from command-and-control leadership. Leaders are no longer expected to direct every task; instead, they create the conditions for teams to succeed, setting direction while trusting teams to determine how outcomes are achieved.Skills as the Engine of Talent FlowFor Dynamic Shared Ownership to function, Bayer needed a new way to understand and deploy talent. Manuel shares a pivotal realization: managers were turning to LinkedIn to understand employee skills because the organization lacked internal visibility. That insight sparked Bayer's skills journey.Rather than starting with complex taxonomies, Bayer focused first on skill visibility. Employees created and maintained skills profiles, supported by workshops on how to describe capabilities effectively. Over time, this evolved into a talent marketplace that matches people to work based on skills, not job titles, career level, or location, helping democratize access to opportunities across the enterprise.Moving Talent to Work, Not Work to TalentManuel outlines three defining pillars of a skills-based organization. First, talent must move to work rather than work being constrained by static roles. Second, organizations must commit to permanent upskilling, recognizing that development is continuous, not episodic. Third, opportunities must be democratized at scale, reducing reliance on manager sponsorship or informal networks.Bayer's marketplace supports fixed roles, flex roles, and fully agile project-based work, encouraging employees to actively shape their careers while remaining accountable for outcomes. This model challenges long-held assumptions about promotions, ladders, and linear advancement.Leadership and Performance in a Decentralized WorldLeadership at Bayer has been redefined through the VAC model: Visionary, Architect, Catalyst, and Coach. Leaders set direction, help teams design how value is created, remove barriers, and support rapid cycles of learning. This requires significant unlearning for leaders shaped by traditional hierarchies.Performance management has also shifted. Goals are set in 90-day cycles at the team level, with feedback coming from peers and work leads rather than solely from a direct manager. Over time, this creates richer data on contribution and impact, but also demands a cultural shift toward transparency, shared accountability, and continuous feedback.Connect with Manuel SmukallaManuel Smukalla on LinkedInConnect With Red Thread ResearchWebsite: Red Thread ResearchOn LinkedInOn FacebookOn TwitterSubscribe to WORKPLACE STORIES

Why does support for Israel fuel antisemitism on the right, while criticism of Israel fuels it on the left? The Atlantic's Yair Rosenberg returns to explain what he calls the "no-win dynamic" of prejudice—where any argument can be twisted to justify hatred. Sarah and Beth talk with Yair about his recent research revealing a surprising generational shift: younger Americans are significantly more likely to express antisemitic views than older generations, and age matters more than political party. He unpacks why this is happening—from the fading memory of World War II to the culture of edginess and transgression online—and explains why it's so hard to distinguish "a punchline from a punch." The conversation also moves beyond Israel as symbol to Israel as actual country, exploring the upcoming election, Netanyahu's grip on power, the internal battles over university diversity programs and film funding, and why understanding these complexities matters for productive conversations about the Middle East. Take our listener survey by clicking hereCharisma in leaders is a mysterious phenomenon. Maybe even baffling, if you're the one left cold by a leader others see as charismatic. How has this mysterious word charisma, coined by the Apostle Paul but now applied widely, shaped us? How can this concept help us to understand our world? Our guide in understanding it is the University of North Carolina historian Molly Worthen, who's also one of our Senior Fellows at the Trinity Forum. She's written widely on her unexpected turn to Christian faith. In this conversation, drawing on her book Spellbound, Molly will guide us in understanding the powerful effects of charisma in leadership on religious and political life in America, all the way from the Puritans to the 21st century:"We are not that different from humans four centuries ago. The advance of democracy, the rise of the internet, scientific literacy, all of this has not really severed us from the deep past and from this, this fundamental desire to connect with a transcendent story about the universe."This podcast is an edited version of an Online Conversation recorded in 2025. It's about precision under pressure. You'll work through integrated patterns that require:Stability during rapid transitions and directional changesControl while loading and unloading the systemCoordination across multiple joints and planesEfficient force transfer without collapse or compensationAdvanced dynamic stability exposes whether movement holds together when variables increase. Small losses in posture, timing, or breath become obvious — and that feedback is exactly what drives refinement. This session reinforces a core principle of performance training: complexity reveals truth. Social media will tell you that anxious-avoidant relationships are doomed. That avoidants are narcissists. That anxious people are just codependent. I'm here to tell you that's oversimplified BS that keeps people stuck. In this episode, I'm breaking down the anxious-avoidant dynamic with the nuance it actually deserves. After healing my own anxious attachment and being in a relationship with someone who's fearful-avoidant and has been actively working in therapy for over three years, I've learned that this isn't about finding a villain - it's about two nervous systems trying to feel safe in completely different ways. We're covering:The protest-withdrawal cycle: what it actually looks like and why it happens4 damaging myths social media spreads about this dynamic (and why they're wrong)What secure attachment would actually do in these moments - not as theory, but as a real, usable frameworkHow to hold both empathy AND boundaries at the same timeThe real questions to ask yourself if you're in this cycle right nowWhy "just stop chasing" and "just communicate better" aren't solutions -they're oversimplificationsThis episode doesn't tell you to leave or stay. It gives you the tools to make that decision from a grounded, informed place. Because you deserve relationships that feel secure, and you're capable of creating that - but only if you're willing to do your own work.Whether you're anxious, avoidant, or watching this pattern play out in your relationship, this one's for you.I would love to hear your thoughts on this episode. Juliana Peres Magalhaes wrote from jail that she was "heartbroken for doing this to Brendan" and that she still loved him. Then she testified against him to go home to Brazil. So who was manipulating whom?Retired FBI Special Agent Robin Dreeke joins Hidden Killers to break down the relationship at the center of the Brendan Banfield murder trial. Dreeke led the FBI's Counterintelligence Behavioral Analysis Program and literally wrote the book on trust and manipulation. If anyone can decode this dynamic, it's him.The prosecution portrays Juliana as a young woman manipulated by an older, more powerful man. They say Brendan told her it was "too late to back out" and pressured her into participating. The defense says she's a liar who flipped to save herself. Dreeke examines the behavioral evidence to determine which version is closer to the truth.Juliana maintained the home invasion story for a full year before changing it. What causes someone to hold a lie that long? What causes them to flip? Dreeke explains the psychology of both. The affair began in August 2022. Juliana was living in the Banfield home, caring for Christine's daughter, sleeping with Christine's husband — all under the same roof. Dreeke analyzes what that arrangement reveals about power, control, and the dynamics between all three people. If Brendan and Juliana actually conspired to commit murder, that requires extraordinary trust. Dreeke explains what would need to exist for that kind of criminal partnership to form — and whether he sees evidence of it here.#BrendanBanfield #JulianaPeresMagalhaes #HiddenKillers #RobinDreeke #FBI #Trust #Manipulation #AuPairMurder #StarWitness #PsychologyJoin Our SubStack For AD-FREE ADVANCE EPISDOES & EXTRAS!: https://hiddenkillers.substack.com/Want to comment and watch this podcast as a video? Breaks in control, rushed transitions, or loss of posture highlight exactly where more attention is needed. Nothing is hidden when movement is continuous.Dynamic Stability Flow isn't about fatigue or intensity. Deep Cosmopolitanism: Kutiyattam, Dynamic Tradition, and Globalizing Heritage in Kerala, India explores the extraordinary past and present of Kutiyattam Sanskrit theater, the world's oldest continuously performed theater. Recognized as India's first UNESCO intangible cultural heritage of humanity, the matrilineal temple art of Kutiyattam has been performed by men and women in Kerala, India, since the tenth century C.E. This book illustrates how Kutiyattam Sanskrit theater has encountered multiple forms of cosmopolitanism over the course of its thousand-year history. Exploring how Kutiyattam artists create meaning out of their deep past through everyday narratives and reflections, author Leah Lowthorp traces the art's cosmopolitan encounters over time, from the premodern Sanskrit cosmopolis to Muslim sultans, British colonialists, Communist politics, and UNESCO intangible cultural heritage. In so doing, Lowthorp fundamentally rethinks the notion of cosmopolitanism from a non-Western perspective with premodern roots and offers a critique of the colonialist undertones of how international heritage organizations like UNESCO conceptualize peoples and traditions around the world. Diving into an ethnographic exploration that considers Kutiyattam's multiple cosmopolitanisms over a period of one thousand years, Deep Cosmopolitanism offers a model for decolonizing modernity and challenges us to rethink what it means to be cosmopolitan, traditional, and modern in the world today.
