Coches.net como ellos mismos comentan, está evolucionando hacia un marketplace de movilidad, con mejoras y soluciones de renting y suscripción, un buscador de vehículos nuevos mejorado y un buscador de coches por cuotas mensuales que está dando buenos resultados a quienes lo usan e incluso un servicio de generación de leads de compra de coche para el profesional, que parte de su capacidad de atraer a particulares vendedores de coche (en términos técnicos de negocio, un modelo de leads C2B). Pero no solamente esto, en 2024 anuncian novedades importantes, algunos de ellos relacionados con lo que en la industria de los marketplaces de clasificados se conoce como los “Clasificados-Plus”, un concepto que implica una generación de valor para el concesionario o compraventa de más allá de un simple lead de interés por el coche, adentrándose en la transacción del vehículo (el pago de la reserva por ejemplo) y aportando más valor al profesional de automoción que anuncia sus coches en el portal.  También para 2024 anuncian un servicio de Data Products que han desarrollado aprovechando la enorme cantidad de datos que manejan. Sus distintos packs que agrupan los servicios darán cobertura a distintos tipos de cliente en función de madurez digital y tamaño de empresa. Coches.net desde su posición de portal de gran influencia a nivel europeo sabe y conoce lo que se cuece en Europa. Con Manuel hemos revisado lo que está sucediendo a nivel europeo en los portales de automoción y cómo se está confirmando una tendencia en toda Europa sobre la evolución de estos portales. Hay puntos comunes a todos ellos y los repasamos a fondo. Es una entrevista completa, densa, muy intensa en información. A., Meunier, F. A. Abstract: Following exocytosis, the recapture of plasma membrane-stranded vesicular proteins into recycling synaptic vesicles (SVs) is essential for sustaining neurotransmission. Surface clustering of vesicular proteins has been postulated as a 'pre-assembly' mechanism for endocytosis - ensuring high-fidelity retrieval. Here, we used single-molecule imaging to examine the nanoclustering of synaptotagmin-1 (Syt1) and synaptic vesicle protein 2A (SV2A) in hippocampal neurons. Syt1 forms surface nanoclusters through interaction of its C2B domain with SV2A, that are sensitive to mutations in this domain (Syt1K326A/K328A) and knocking down SV2A. SV2A co-cluster with Syt1 and blocking SV2A's cognate interaction with Syt1 (SV2AT84A) also decreased SV2A clustering. Surprisingly, impairing SV2A-Syt1 nanoclustering enhanced plasma membrane recruitment of key endocytic protein dynamin-1, leading to accelerated Syt1 endocytosis, altered intracellular sorting and decreased trafficking of Syt1 to Rab5-positive endocytic compartments. SV2A-Syt1 surface nanoclusters therefore negatively regulate the rate of their own re-entry into recycling SVs by controlling the recruitment of the endocytic machinery. Nigerians go gaga over education. Parents strain to send their children to the best schools possible to give them an edge in a country plagued by rampant unemployment. About 15 years ago, my mum told me about her friends who were sending their teenagers to boarding school in Kenya. The school had a track record of churning out MIT and Oxford graduates who blossomed into government ministers and captains of industry. The school sounded ritzy and getting there would cost a pretty penny. Our family friends had to fly from Lagos to London then switch over to another flight from London to Nairobi. It blew my mind that the safest path to travel across Africa from Nigeria to Kenya was through Europe. They repeated this long and expensive journey multiple times a year until each child completed high school. Surely, there had to be a better way! Traditional cross-border payments are also equally expensive and circuitous. If my mom’s friend, Mrs Ade, wanted to pay her children’s tuition, the payments would similarly travel the world just to cross the continent. Mrs Ade would initiate the transaction in Lagos with her local bank, Access Bank, who would charge a service fee. Access Bank would transfer the funds to their US-based correspondent bank to convert naira to dollars. This correspondent bank would charge a 4-6% fee for foreign exchange before passing the funds onto the correspondent bank of the receiving bank in Kenya. The second correspondent bank, again likely US-based, would charge another 4-6% fee to convert the dollars to Kenyan shillings. Finally, the second correspondent bank would transfer the Kenyan shillings to the receiving bank in Nairobi. This whole process is expensive (up to 10+%) and long (3+ days). Surely, there had to be a better way! A number of FinTechs such as TransferWise have emerged to disrupt this inefficient system. They offer faster (usually 2 hours) and cheaper service. TransferWise maintains bank accounts in countries across the world. Money is never transferred across borders. Mrs Ade would pay her children’s tuition in naira into TransferWise’s Nigeria account and then TransferWise would pay out the equivalent amount of Kenyan Shillings in Nairobi a few hours later. This system depends on a large network of users providing a steady flow of funds in and out TransferWise’s accounts. Transfers of large amounts of funds on low traffic payment corridors run the risk of delays if TransferWise’s local bank account is insufficiently stocked. While this system is a step up from the traditional cross-border payments, there is still room for improvement.What if I told you that there was a solution which enabled cross-border transfers in less than 10 minutes and more than 50% cheaper than leading FinTech solutions like TransferWise? Blockchain enabled solutions like Strike by Zap and Send Cash Africa provide this level of service. Here’s how it would work. Mrs Ade initiates the fund transfer on a mobile wallet. Strike instantly exchanges the naira for bitcoin and then bitcoin for Kenyan shillings. Send Cash Africa goes the extra mile and directly deposits the funds in the school’s bank account in Kenya. The volatile price of bitcoin raises concerns that value could be lost during the transfer. Strike mitigates this risk by using the Lightning Network to process the payments in almost real-time. In fact, there’s often an arbitrage opportunity across markets such that the exchange rate is more advantageous than directly exchanging fiat currency. Each year trillions of dollars are transferred across borders. These transfers run the gamut from consumer to business (C2B) like Mrs Ade through business to business (B2B) like British Airways ordering jets from Boeing. Remittances or person-to-person transfers are a lifeline for many families. Migrants scrimp and save to send funds home to pay for medicine, school, and general upkeep of loved ones. Reducing transfer costs lowers the burden on their shoulders. Blockchain based solutions whether they use cryptocurrency or stablecoins can drive significant efficiencies. Let’s get to it! 马云说:你要想处理人,一定要学会处理事;你要会处理事,就一定要懂得人。经营企业,左手业务,右手组织。 业务,事也;组织,人也。 事,是否顺势而为;人,是否精准匹配。好的事遇上对的人,人事合一,才能先对手一步,抢占先机。 一、作为一把手, 要能看见3年以后的灾难 2011年,堪称阿里的成年礼。 阿里巴巴尚未从“B2B业务黑名单”的阴影中(文后会有详细说明)走出,下半年淘宝又遭“十月围城”(文后会有详细说明)。 也是在2011年,阿里还进行了淘宝的拆分以及支付宝的私有化,以致,阿里的第一个本命年,注定五味杂陈。 马云对此就曾公开表示:年初的“B2B”是非常痛的决定,“支付宝”私有化是非常苦的决定,决意拆分淘宝又是非常难的决定。今年酸甜苦辣我们都尝过,我恨不能一觉醒来就是12月份,但事实是还有6个月,真不知道接下来还会发生什么。 也正是在这一背景下,马云提出了“修身养性”战略。“经过十几年的高速发展,我们需要一个回调,要顺天而行,冬天到了,就做冬天该做的事,唯有此,才能更好地迎接春天和夏天。”1.变化在变化之前为了避免淘宝的“帝国化”发展倾向,2011年6月,淘宝被分拆为三家子公司:淘宝集市、淘宝商城(后来的天猫)和一淘网。彼时,阿里正值盛年,但它向来就有“在阳光灿烂的日子里修缮屋顶”的传统,唯有与未来趋势、社会发展同步,才不至于“赢在细节,输在格局”。马云对此还有一个经典比喻:一淘相当于我们的第四野战军,必须在东三省抢占有利地形,从北打到南;我们的一野,立于不败之地的淘宝,被部署在边防上;挺进大别山正面进入B2C角逐的则是淘宝商城。调整后,作为大本营的淘宝,将继续坚持C2C(消费者直连消费者)服务创新,让小卖家由微小到小,由小到中小,使得淘宝成为现实生活之外的第二空间,真正实现从有到无,无时不刻,无所不在;一淘全面进军搜索引擎; 淘宝商城则专注发展优质商家。分拆后,“大淘宝”战略将完成向“大阿里”战略的跨越,由一个以消费者为中心的网购生态系统蜕变为整个中国电子商务的基础设施提供商,继而全面开展信息流、资金流、物流、云计算与无线服务。然而,痛定思痛地拆是为了天衣无缝地合,“同一个生态,千万家公司”的愿景显然需要大一统。第一步便是将B2B(阿里巴巴B2B国际事业部)和淘宝打通,只有帮B(商家)做好B2C(商家直连消费者),才能实现真正的B2B(商家直连商家)。至于生态系统中其他部位的衔接,用马云的话说就是:榔头要敲,钻头要钻,中间安上铁钉,过程注定艰难而又漫长。 与淘宝一分为三相伴,阿里又将集团划分为由淘宝、一淘、天猫、聚划算、阿里国际业务(ICBU)、阿里小企业业务(CBU)和阿里云组成的7大事业群。马云借此也提出了6字方针:少做,做好,做通。“数据要通,信息要通,资源要通,人要通,不能是一块块的孤岛,否则一定会出问题。”这就助推了此后阿里“大中台,小前台”的战略落地,为的就是打破原有的树状结构,让离炮火更近的小前台业务高度一体化,以便快速决策、敏捷行动;而将支持类业务置于中台,切实扮演好平台支撑的角色。 “假设当时不把企业变成这样单独的公司,今天的业务不会发展得这么快;假设今天不把这些公司合在一起运营,资源的浪费就会难以遏制;要进行内部打通,但是还不能完全打通,一旦变成原先的传统结构,公司又有可能变成一个大官僚。”2.今天永远是在解决明天的事马云说:今天的阿里巴巴是10年前做的,10年后的阿里巴巴是今天做的。2013年5月,阿里巴巴联合银泰、复星、富春、顺丰、三通一达(申通、圆通、中通、韵达)在深圳共同成立“菜鸟网络科技有限公司”,正式启动“中国智能骨干网”项目,首期投资1000亿元。为什么一定要进军物流产业?50年前,美国公路畅通,汽车普及,由此产生了流水线和集装箱(运输物流)经济,使得中产阶层的购买力迅速提升。三四线城市的美国人在市区工作、在郊区生活,沃尔玛则借助在居民区修建超市,改变了B2C模式,通过上游的大规模采购,有效降低了消费者的支出成本。 乘上互联网东风,应运而生的淘宝,则凭借C2B(消费者直连商家)再造“沃尔玛神话”。 10万部手机,原先只需送往上海,被安置在7家商店里,今后,同等数量的手机将由深圳工厂送往10万个家庭,而要实现这点,就要借助发达的物流网络。 2013年马云预言,中国的包裹数目很快就会突破100亿个,届时,淘宝交易额会达到1.5万亿至2万亿元,如果没有强大的物流体系作为保障,淘宝和整个中国电子商务系统将面临巨大挑战。 截至2020年4月,菜鸟网络的仓储资源已覆盖全国72座城市,总面积达619万平方米,不仅成为淘宝、天猫的护城河,而且,进可侵蚀京东优势,退可阻隔拼多多发力物流,并通过数字化能力不断协同行业玩家,进一步助推国内零售业的发展。 二、格局永远需要组织的庇佑 在商业社会里,有太多公司在突飞猛进或战略升级中,组织没有调整,文化没有进步,员工没有提升,最终轰然倒塌。 2011年的阿里巴巴,员工数已突破2.3万,也面临着如何保持机体灵活与组织高效的难题。 “我现在最头痛的,就是我们想做的事情太多,一做就马上自己拉一支队伍,什么东西都自己干。自己想做,一拍脑袋就上,反正有人,不行我们就加预算,然后为了保持团队的独立,每个人又纷纷各自建立起一套编制。所以我问很多同学,你这个部门成立到今天,你用过集团其他部门没有,你知道谁在和你干同一件事吗?” “我们现在有多少半拉子工程?一些新想法,当年很兴奋,干干觉得没意思,好,搁那儿。这些问题,要么修理好,要么关掉,要么把东西卖给别人,或者送给他(她)。如果你也不要,我也不要,就直接停掉,这些烂尾工程消耗了整个公司大量体能。” 而组织建设显然还需要核心价值观的指引。 阿里一向坚持客户第一,员工第二,股东第三。 “股东第一是资本主义的巨大错误,股东其实是没有长线眼光的,有些股东甚至还会鼓动大家去做假账。我们必须明白一点,是谁付你钱,很显然,是客户!我们在一起为了什么吗?聚在一起不是为了你好、我好,客户好,才是真得好,所以一定是客户第一。” 马云在B2B路演时讲过2个观点:第一,电子商务在中国的发展起码需要10年;第二,它一定是长期投资,必须先发展好C(消费者)体系、支付体系,才能建立起整个B体系。因此,一方面阿里从不觊觎短平快的赚钱方式;另一方面,他的确在用行动践行着何为极致用户体验。2001年1月,在决定阿里生死存亡的“遵义会议”上,马云最后做陈述发言:这家公司可以歇业,但绝不允许给回扣。 半年后,阿里进行业绩盘点,在营业额中,两名员工的销售收入就占了其中的近50%,但后被查明,两人都给了回扣。 最后这两人被阿里开除。 而在2011年震荡业界的“B2B业务黑名单”事件里,阿里更是进一步重申了,在业绩与价值观发生冲突时,选择价值观,阿里责无旁贷。 中供铁军团队从0增长到逾3000人,花了8年时间,但在“狂风行动”后的两年里,就一下涌入了近2000名销售员,这显然超过了该团队培训能力的承载上限。新人还未理解阿里的价值观,就直奔客户数、业绩而去,最终导致阿里巴巴B2B公司约有100名销售人员、主管和销售经理,曾蓄意或因疏忽容许不法分子避开供应商认证体系,于国际交易市场上开设用作欺诈买家的企业商铺。 诈骗集团甚至派人打入阿里内部,策反B2B员工,变节者多达90余人,更严重的问题还在于,有四五百人知情不报。 马云曾一度警告B2B当时的管理层,但事后证明,对方却利益当先,以管理方式处理生死存亡的危机,大事化小,小事化了,从而错失了遏制事态蔓延的最佳时机,致使最终涉案企业多达2326家。 随后,正如公众所见,先是以CEO卫哲、COO李旭辉为首的B2B高管引咎辞职,后续又有超过100位涉案人员被辞退或降级。 “你看到问题不下手,那我就对你下手,做企业不能当侠客,我是公司文化和使命的最后一道防线,作为大家信任的CEO,第一要务便是捍卫这个公司的价值体系。”与此同时,阿里始终秉持:自己运营的不是交易市场,而是一种体验,是点点滴滴的感受。 阿里有一位客户,努力卖货,最大的愿望就是加入聚划算,最后,终于如愿以偿。她随即买下50万元商品,准备一展拳脚,却被告知还需先达成某项指标,情急之下,这名客户通过不正当途径购买了所需流量,最终被阿里系统除名。 她向阿里小二求助,对方的回复是:我们也没办法,你只能找我们老板。 客户立即前往阿里总部,天天守候在公司门口,期待能见“领导”一面。 后来,马云从一位远房亲属那里知道了此事。“我们可能平时几十亿听多了,对50万没啥概念,可一个女孩子创业,家里还带着一个孩子,50万没了,基本上就等于倾家荡产。”“对于这件事,第一,我们表示遗憾;第二,‘领导'不见,也在情理之中,倘若闸门一开,公司很可能会沦为接待办;第三,作假就是作假,公司这么大,是要讲原则的。”“但是有没有更好的处理方式呢,这当然也需要更专业的训练。”“我们的小二完全可以告诉这位客户,处罚是一定的,但你可以写一份道歉声明,我替你转交我们领导,看看有没有什么补救措施。”“永远记住,淘宝运营的是信任,是良好的商业生态环境,因此,我们的小二,一定要有一种思维方式,如果经营店铺的是我妹妹,我会怎么帮她;如果我女儿、我弟弟,我爸妈在网上买东西被骗,我要怎么处理?”行走江湖多年的“风清扬”,也有自己的“独孤九剑”。 马云说:有些东西,我特别敏感,一旦员工的利益导向、价值观出现问题,我马上能感觉到。阿里的年会,我过去,场上一站,我就能闻出来,你说特异功能也好,经验教训也罢,反正我就好这口,不管他们讲得多复杂,我都能听出来。 三、好的公司一定是个动物园 马云也说过:我们把自己打散,就是希望有更多的年轻同事,能够有机会崭露头角。 而他定义一个CEO成功的标志是看团队里有多少人能超越自己 。对于如何培养年轻人,马云也有3条独门秘诀:首先要营造一种氛围,没有人是完美的,但好的组织能让人变得完美,这就牵扯造土壤的问题;然后就是不遗余力地训练他(她),有独特想法的人未必有执行力,有执行力的人未必有独特想法,所以好的公司一定是个动物园,里面有各种动物,一名未来管理者必须要学会与不同性格的人打交道,否则就无法在社会上行走,就不能与客户顺畅交流;最后就是允许对方在成长中犯错。 正是因为如此的睿智与包容,张勇才经受住了“十月围城”的巨大考验,并于4年后,由淘宝CFO蜕变为阿里CEO。 正如马云事后总结:张勇今天不可能再出“淘宝商城事件”,他比谁都懂,这就是一次痛苦经历带给他的深刻教训。我没有因为这件事说过他,我知道他已经认识到了自己的错误,虽然不是他的错,只是处理方式需要继续提升。 该事件的起因也很简单,彼时,很多人误认为淘宝商城就是淘宝,当前者突然宣布2012年新规,信用保障金将由1万提高至5万、10万、15万三个档次时,中小卖家的过激反应,完全超出了张勇团队的预估。 1万多名示威者通过在大商店中退订单等报复手段,扰乱正常的淘宝交易秩序,并在之后围攻阿里总部。事后,包括张勇在内的所有人才更加充分认识到,阿里巴巴早已不是当初的体量,他的每一步改变都备受瞩目,每一次行动都会深刻影响中国社会的发展进程。 就像“B2B业务黑名单”事件,或许有更精细的处理措施,或许没有,这便是理想主义与现实主义激烈交锋时的必然阵痛,既要符合阿里巴巴的价值观和长远利益,又要顾及员工的各种情绪。阿里如此庞大,力度小了,穿透效果不足;力度大了,又极易扩大打击范围…… 因此,信任就变得异常珍贵,因为相信,所以简单。童文红当年负责滨江园区建设,有人给马云打电话,说童文红团队招标不公平,马云回答,是我让他们不公平的;后来,又有人向马云反映,说施工中存在贪污腐败,马云回答,是我让他们“贪污腐败”的。此后,再无人向马云汇报工程进度。 一名管理者,究竟需要怎样的人格魅力和高风亮节,才能带领一家企业不断向前,才能批量生产“推波助澜”的后浪。 难怪前美团高级副总裁王慧文说,在新经济公司里,只有阿里的组织能力过关。 四、结语 “文化必须跟社会相结合,借此衍生出使命,再派生出价值体系,有了使命和价值观,再推出愿景,有了愿景以后制定战略,有了战略再创建组织架构,然后确定人才、更新文化,这才是行之有效的价值管理。”在如此良性机制下,阿里人才辈出。 “股权架构,必须我去谈,我不去,这个没戏;文化组织架构,是我要干的;人才培养是我要干的;其他事情都交给别人做。你要明白什么东西,必须你来干,什么东西,你千万不能干,明白这些以后,你还天天待在公司里干嘛?” 阿里经验能不能学?华为经验能不能学?腾讯经验能不能学? 马云说:管理必须要依托文化根基,我从太极拳里悟出了儒释道文化,很有味道的东西,我把它融入企业管理中,否则你今天去剽窃了一下GE(通用电气)的六西格玛(提升品质的一套管理方法),明天去学习一下日本的精益管理,后天再去copy(复制)一下欧洲的资本运作,一定治标不治本,因为人家的东西,是有根基在里面的。 根据所处的时代、行业、竞争和自身情况,以别人的经验作为镜子,汲取适合自己的部分,加以借鉴,才是最好的学习。2011年,马云要求内部界定出每一层管理者必须具备的三项能力,并将其命名为“三板斧”。

马云说:你要想处理人,一定要学会处理事;你要会处理事,就一定要懂得人。经营企业,左手业务,右手组织。 业务,事也;组织,人也。 事,是否顺势而为;人,是否精准匹配。好的事遇上对的人,人事合一,才能先对手一步,抢占先机。 一、作为一把手, 要能看见3年以后的灾难 2011年,堪称阿里的成年礼。 阿里巴巴尚未从“B2B业务黑名单”的阴影中(文后会有详细说明)走出,下半年淘宝又遭“十月围城”(文后会有详细说明)。 也是在2011年,阿里还进行了淘宝的拆分以及支付宝的私有化,以致,阿里的第一个本命年,注定五味杂陈。 马云对此就曾公开表示:年初的“B2B”是非常痛的决定,“支付宝”私有化是非常苦的决定,决意拆分淘宝又是非常难的决定。今年酸甜苦辣我们都尝过,我恨不能一觉醒来就是12月份,但事实是还有6个月,真不知道接下来还会发生什么。 也正是在这一背景下,马云提出了“修身养性”战略。“经过十几年的高速发展,我们需要一个回调,要顺天而行,冬天到了,就做冬天该做的事,唯有此,才能更好地迎接春天和夏天。”1.变化在变化之前为了避免淘宝的“帝国化”发展倾向,2011年6月,淘宝被分拆为三家子公司:淘宝集市、淘宝商城(后来的天猫)和一淘网。彼时,阿里正值盛年,但它向来就有“在阳光灿烂的日子里修缮屋顶”的传统,唯有与未来趋势、社会发展同步,才不至于“赢在细节,输在格局”。马云对此还有一个经典比喻:一淘相当于我们的第四野战军,必须在东三省抢占有利地形,从北打到南;我们的一野,立于不败之地的淘宝,被部署在边防上;挺进大别山正面进入B2C角逐的则是淘宝商城。调整后,作为大本营的淘宝,将继续坚持C2C(消费者直连消费者)服务创新,让小卖家由微小到小,由小到中小,使得淘宝成为现实生活之外的第二空间,真正实现从有到无,无时不刻,无所不在;一淘全面进军搜索引擎; 淘宝商城则专注发展优质商家。分拆后,“大淘宝”战略将完成向“大阿里”战略的跨越,由一个以消费者为中心的网购生态系统蜕变为整个中国电子商务的基础设施提供商,继而全面开展信息流、资金流、物流、云计算与无线服务。然而,痛定思痛地拆是为了天衣无缝地合,“同一个生态,千万家公司”的愿景显然需要大一统。第一步便是将B2B(阿里巴巴B2B国际事业部)和淘宝打通,只有帮B(商家)做好B2C(商家直连消费者),才能实现真正的B2B(商家直连商家)。至于生态系统中其他部位的衔接,用马云的话说就是:榔头要敲,钻头要钻,中间安上铁钉,过程注定艰难而又漫长。 与淘宝一分为三相伴,阿里又将集团划分为由淘宝、一淘、天猫、聚划算、阿里国际业务(ICBU)、阿里小企业业务(CBU)和阿里云组成的7大事业群。马云借此也提出了6字方针:少做,做好,做通。“数据要通,信息要通,资源要通,人要通,不能是一块块的孤岛,否则一定会出问题。”这就助推了此后阿里“大中台,小前台”的战略落地,为的就是打破原有的树状结构,让离炮火更近的小前台业务高度一体化,以便快速决策、敏捷行动;而将支持类业务置于中台,切实扮演好平台支撑的角色。 “假设当时不把企业变成这样单独的公司,今天的业务不会发展得这么快;假设今天不把这些公司合在一起运营,资源的浪费就会难以遏制;要进行内部打通,但是还不能完全打通,一旦变成原先的传统结构,公司又有可能变成一个大官僚。”2.今天永远是在解决明天的事马云说:今天的阿里巴巴是10年前做的,10年后的阿里巴巴是今天做的。2013年5月,阿里巴巴联合银泰、复星、富春、顺丰、三通一达(申通、圆通、中通、韵达)在深圳共同成立“菜鸟网络科技有限公司”,正式启动“中国智能骨干网”项目,首期投资1000亿元。为什么一定要进军物流产业?50年前,美国公路畅通,汽车普及,由此产生了流水线和集装箱(运输物流)经济,使得中产阶层的购买力迅速提升。三四线城市的美国人在市区工作、在郊区生活,沃尔玛则借助在居民区修建超市,改变了B2C模式,通过上游的大规模采购,有效降低了消费者的支出成本。 乘上互联网东风,应运而生的淘宝,则凭借C2B(消费者直连商家)再造“沃尔玛神话”。 10万部手机,原先只需送往上海,被安置在7家商店里,今后,同等数量的手机将由深圳工厂送往10万个家庭,而要实现这点,就要借助发达的物流网络。 2013年马云预言,中国的包裹数目很快就会突破100亿个,届时,淘宝交易额会达到1.5万亿至2万亿元,如果没有强大的物流体系作为保障,淘宝和整个中国电子商务系统将面临巨大挑战。 截至2020年4月,菜鸟网络的仓储资源已覆盖全国72座城市,总面积达619万平方米,不仅成为淘宝、天猫的护城河,而且,进可侵蚀京东优势,退可阻隔拼多多发力物流,并通过数字化能力不断协同行业玩家,进一步助推国内零售业的发展。 二、格局永远需要组织的庇佑 在商业社会里,有太多公司在突飞猛进或战略升级中,组织没有调整,文化没有进步,员工没有提升,最终轰然倒塌。 2011年的阿里巴巴,员工数已突破2.3万,也面临着如何保持机体灵活与组织高效的难题。 “我现在最头痛的,就是我们想做的事情太多,一做就马上自己拉一支队伍,什么东西都自己干。自己想做,一拍脑袋就上,反正有人,不行我们就加预算,然后为了保持团队的独立,每个人又纷纷各自建立起一套编制。所以我问很多同学,你这个部门成立到今天,你用过集团其他部门没有,你知道谁在和你干同一件事吗?” “我们现在有多少半拉子工程?一些新想法,当年很兴奋,干干觉得没意思,好,搁那儿。这些问题,要么修理好,要么关掉,要么把东西卖给别人,或者送给他(她)。如果你也不要,我也不要,就直接停掉,这些烂尾工程消耗了整个公司大量体能。” 而组织建设显然还需要核心价值观的指引。 阿里一向坚持客户第一,员工第二,股东第三。 “股东第一是资本主义的巨大错误,股东其实是没有长线眼光的,有些股东甚至还会鼓动大家去做假账。我们必须明白一点,是谁付你钱,很显然,是客户!我们在一起为了什么吗?聚在一起不是为了你好、我好,客户好,才是真得好,所以一定是客户第一。” 马云在B2B路演时讲过2个观点:第一,电子商务在中国的发展起码需要10年;第二,它一定是长期投资,必须先发展好C(消费者)体系、支付体系,才能建立起整个B体系。因此,一方面阿里从不觊觎短平快的赚钱方式;另一方面,他的确在用行动践行着何为极致用户体验。2001年1月,在决定阿里生死存亡的“遵义会议”上,马云最后做陈述发言:这家公司可以歇业,但绝不允许给回扣。 半年后,阿里进行业绩盘点,在营业额中,两名员工的销售收入就占了其中的近50%,但后被查明,两人都给了回扣。 最后这两人被阿里开除。 而在2011年震荡业界的“B2B业务黑名单”事件里,阿里更是进一步重申了,在业绩与价值观发生冲突时,选择价值观,阿里责无旁贷。 中供铁军团队从0增长到逾3000人,花了8年时间,但在“狂风行动”后的两年里,就一下涌入了近2000名销售员,这显然超过了该团队培训能力的承载上限。新人还未理解阿里的价值观,就直奔客户数、业绩而去,最终导致阿里巴巴B2B公司约有100名销售人员、主管和销售经理,曾蓄意或因疏忽容许不法分子避开供应商认证体系,于国际交易市场上开设用作欺诈买家的企业商铺。 诈骗集团甚至派人打入阿里内部,策反B2B员工,变节者多达90余人,更严重的问题还在于,有四五百人知情不报。 马云曾一度警告B2B当时的管理层,但事后证明,对方却利益当先,以管理方式处理生死存亡的危机,大事化小,小事化了,从而错失了遏制事态蔓延的最佳时机,致使最终涉案企业多达2326家。 随后,正如公众所见,先是以CEO卫哲、COO李旭辉为首的B2B高管引咎辞职,后续又有超过100位涉案人员被辞退或降级。 “你看到问题不下手,那我就对你下手,做企业不能当侠客,我是公司文化和使命的最后一道防线,作为大家信任的CEO,第一要务便是捍卫这个公司的价值体系。”与此同时,阿里始终秉持:自己运营的不是交易市场,而是一种体验,是点点滴滴的感受。 阿里有一位客户,努力卖货,最大的愿望就是加入聚划算,最后,终于如愿以偿。她随即买下50万元商品,准备一展拳脚,却被告知还需先达成某项指标,情急之下,这名客户通过不正当途径购买了所需流量,最终被阿里系统除名。 她向阿里小二求助,对方的回复是:我们也没办法,你只能找我们老板。 客户立即前往阿里总部,天天守候在公司门口,期待能见“领导”一面。 后来,马云从一位远房亲属那里知道了此事。“我们可能平时几十亿听多了,对50万没啥概念,可一个女孩子创业,家里还带着一个孩子,50万没了,基本上就等于倾家荡产。”“对于这件事,第一,我们表示遗憾;第二,‘领导'不见,也在情理之中,倘若闸门一开,公司很可能会沦为接待办;第三,作假就是作假,公司这么大,是要讲原则的。”“但是有没有更好的处理方式呢,这当然也需要更专业的训练。”“我们的小二完全可以告诉这位客户,处罚是一定的,但你可以写一份道歉声明,我替你转交我们领导,看看有没有什么补救措施。”“永远记住,淘宝运营的是信任,是良好的商业生态环境,因此,我们的小二,一定要有一种思维方式,如果经营店铺的是我妹妹,我会怎么帮她;如果我女儿、我弟弟,我爸妈在网上买东西被骗,我要怎么处理?”行走江湖多年的“风清扬”,也有自己的“独孤九剑”。 马云说:有些东西,我特别敏感,一旦员工的利益导向、价值观出现问题,我马上能感觉到。阿里的年会,我过去,场上一站,我就能闻出来,你说特异功能也好,经验教训也罢,反正我就好这口,不管他们讲得多复杂,我都能听出来。 三、好的公司一定是个动物园 马云也说过:我们把自己打散,就是希望有更多的年轻同事,能够有机会崭露头角。 而他定义一个CEO成功的标志是看团队里有多少人能超越自己 。对于如何培养年轻人,马云也有3条独门秘诀:首先要营造一种氛围,没有人是完美的,但好的组织能让人变得完美,这就牵扯造土壤的问题;然后就是不遗余力地训练他(她),有独特想法的人未必有执行力,有执行力的人未必有独特想法,所以好的公司一定是个动物园,里面有各种动物,一名未来管理者必须要学会与不同性格的人打交道,否则就无法在社会上行走,就不能与客户顺畅交流;最后就是允许对方在成长中犯错。 正是因为如此的睿智与包容,张勇才经受住了“十月围城”的巨大考验,并于4年后,由淘宝CFO蜕变为阿里CEO。 正如马云事后总结:张勇今天不可能再出“淘宝商城事件”,他比谁都懂,这就是一次痛苦经历带给他的深刻教训。我没有因为这件事说过他,我知道他已经认识到了自己的错误,虽然不是他的错,只是处理方式需要继续提升。 该事件的起因也很简单,彼时,很多人误认为淘宝商城就是淘宝,当前者突然宣布2012年新规,信用保障金将由1万提高至5万、10万、15万三个档次时,中小卖家的过激反应,完全超出了张勇团队的预估。 1万多名示威者通过在大商店中退订单等报复手段,扰乱正常的淘宝交易秩序,并在之后围攻阿里总部。事后,包括张勇在内的所有人才更加充分认识到,阿里巴巴早已不是当初的体量,他的每一步改变都备受瞩目,每一次行动都会深刻影响中国社会的发展进程。 就像“B2B业务黑名单”事件,或许有更精细的处理措施,或许没有,这便是理想主义与现实主义激烈交锋时的必然阵痛,既要符合阿里巴巴的价值观和长远利益,又要顾及员工的各种情绪。阿里如此庞大,力度小了,穿透效果不足;力度大了,又极易扩大打击范围…… 因此,信任就变得异常珍贵,因为相信,所以简单。童文红当年负责滨江园区建设,有人给马云打电话,说童文红团队招标不公平,马云回答,是我让他们不公平的;后来,又有人向马云反映,说施工中存在贪污腐败,马云回答,是我让他们“贪污腐败”的。此后,再无人向马云汇报工程进度。 一名管理者,究竟需要怎样的人格魅力和高风亮节,才能带领一家企业不断向前,才能批量生产“推波助澜”的后浪。 难怪前美团高级副总裁王慧文说,在新经济公司里,只有阿里的组织能力过关。 四、结语 “文化必须跟社会相结合,借此衍生出使命,再派生出价值体系,有了使命和价值观,再推出愿景,有了愿景以后制定战略,有了战略再创建组织架构,然后确定人才、更新文化,这才是行之有效的价值管理。”在如此良性机制下,阿里人才辈出。 “股权架构,必须我去谈,我不去,这个没戏;文化组织架构,是我要干的;人才培养是我要干的;其他事情都交给别人做。你要明白什么东西,必须你来干,什么东西,你千万不能干,明白这些以后,你还天天待在公司里干嘛?” 阿里经验能不能学?华为经验能不能学?腾讯经验能不能学? 马云说:管理必须要依托文化根基,我从太极拳里悟出了儒释道文化,很有味道的东西,我把它融入企业管理中,否则你今天去剽窃了一下GE(通用电气)的六西格玛(提升品质的一套管理方法),明天去学习一下日本的精益管理,后天再去copy(复制)一下欧洲的资本运作,一定治标不治本,因为人家的东西,是有根基在里面的。 根据所处的时代、行业、竞争和自身情况,以别人的经验作为镜子,汲取适合自己的部分,加以借鉴,才是最好的学习。2011年,马云要求内部界定出每一层管理者必须具备的三项能力,并将其命名为“三板斧”。

K., Cafiso, D. S. Abstract: Synaptotagmin 1 is a vesicle-anchored membrane protein that functions as the Ca2+ sensor for synchronous neurotransmitter release. In this work, an arginine containing region in the second C2 domain of synaptotagmin 1 (C2B) is shown to control the expansion of the fusion pore and thereby the concentration of neurotransmitter released. This arginine apex, which is opposite the Ca2+ binding sites, interacts with membranes or membrane reconstituted SNAREs; however, only the membrane interactions occur under the conditions in which fusion takes place. Other regions of C2B influence the probably and kinetics of fusion but do not control the expansion of the fusion pore. These data indicate that the C2B domain has at least two distinct molecular roles in the fusion event, and the data are consistent with a novel model where the arginine apex of C2B positions the domain at the curved membrane surface of the expanding fusion pore. Abstract: Synaptotagmins belong to a large family of proteins. While various synaptotagmins have been implicated as Ca2+ sensors for vesicle replenishment and release at conventional synapses, their roles at retinal ribbon synapses remain incompletely understood. Zebrafish is a widely used experimental model for retinal research. We therefore investigated the homology between human, rat, mouse, and zebrafish synaptotagmins 1 to 10 using a bioinformatics approach. We also characterized the expression and distribution of various synaptotagmin (syt) genes in the zebrafish retina, using RT-PCR and in situ hybridization, focusing on the family members whose products likely underlie Ca2+-dependent exocytosis in the central nervous system (synaptotagmins 1, 2, 5 and 7). We find that most zebrafish synaptotagmins are well conserved and can be grouped in the same classes as mammalian synaptotagmins, based on crucial amino acid residues needed for coordinating Ca2+ binding and determining phospholipid binding affinity. The only exception is synaptotagmin 1b, which lacks 34 amino acid residues in the C2B domain and is therefore unlikely to bind Ca2+ there. Additionally, the products of zebrafish syt5a and syt5b genes share identity with mammalian class 1 and class 5 synaptotagmins. Zebrafish syt1, syt2, syt5 and syt7 paralogues are found in the zebrafish brain, eye, and retina, excepting syt1b, which is only present in the brain. The complementary expression pattern of the remaining paralogues in the retina suggests that syt1a and syt5a may underlie synchronous release and syt7a and syt7b may mediate asynchronous release or other Ca2+ dependent processes in different types of retinal neurons. For those of you who didn't make it to Money20/20 and want to hear the latest on The Clearing House's Real Time Payments Network (RTP), take a listen to this update conversation with Steve Ledford, SVP at The Clearing House for the RTP Network.    A year ago, The Clearing House got out of the gate with its Real Time Payments Network, a wholly new payments system based on the push payment model.    A lot has changed - more banks have integrated into the system and many more are in process. By the end of June 2019, over 3,000 FIs are expected to connect to RTP, most via their bank processor. B2B payments are taking place over RTP between known parties.   RTP Characteristics   Not All Things   TCH is not attempting to provide everything necessary for a ubiquitous push payment system. It relies on its FI participants and their processors to expose RTP capabilities to their customers. RTP hopesto have bank-friendly fintech partners use its rails through the traditional model that gives the new provider access to bank rails via a sponsor bank.    Thus far, TCH has also steered clear of a native directory service, a necessary feature for broad use in P2P and C2B payments. Given the partial ownership overlap with Zelle's Early Warning Services parent banks and The Clearing House, no one will be shocked if Zelle becomes RTP's lead P2P directory provider. For that matter, few will be surprised when Zelle shifts to RTP for settlement. Of course, at least one business-facing directories will be needed for bill payments to take off.   It's Taking a Lot of Work   Connecting up a financial institution to the RTP Network requires deep integration into the FI’s core system, the software responsible for managing debits and credits. Connecting bank ledgers to any payment system is non-trivial, a fact that impacts how fast banks implement new payment rails like RTP.   Tell Me All About the Payment   A feature of the RTP network that holds enormous promise is its native use of the ISO 20022 messaging format. The standard's flexible and structured qualities--not an oxymoron--provide a major leap in data carrying capability. By representing the payment meta data, for example, ISO 20022 can support invoice information, letters of credit, and other business documents. Accounts receivable and accounts payable systems from multiple vendors will be able to communicate directly, reducing manual data input and data entry errors.   The RTP Push   In the U.S., we are accustomed to pull payment systems. We think nothing of giving our bank account information when we hand over a check or our card data when we hand our card to a merchant. We’re telling the payees where to go get their money so it can be pulled into their account.   RTP and Zelle are both push payment systems. Such systems are characterized by near instant funds availability to the recipient, messaging to send and receiver, and irrevocable payments. That last is very different from the chargeback protections U.S. cardholders, in particular, enjoy. While Reg E applies to the sender's transaction account, accountholder protections will also be prescribed by the FI.   To emulate some push payment attributes, RTP and most other immediate funds transfer systems offer a Request for Payment message type that essentially sends an instant invoice to the payer. The customer may press a Pay Now button that uses the Request for Payment Message on her screen. She then uses bank account credentials to authorize the payment. There may even be a redirect to the bank site. It's a flexible solution applicable to multiple use cases and payment initiation methods like embedded links and QR codes.   Instant Clearing and Settlement   The RTP switch runs software built by Mastercard's Vocalink unit, builder of the now 10 year old Faster Payments system in the UK. The RTP code base, however, is a new version, with native ISO 20022 messaging and an instant clearing and settlement system. That system uses a single, pre-funded account at the Federal Reserve common to all participating financial institutions. A separate ledger operated by TCH is the single source of truth, keeping track of the transfer of ownership of those pre-funded monies. Separate accounts, for each FI at the settlement bank, aren't necessary. So, instant clearing, no batch-based settlement. Lower risk, simpler management.    Competition?   If you've attended a Glenbrook Payments Boot Camp in the last couple of years, you know RTP and Zelle have some overlapping capabilities. Zelle, however, is targeted at P2P and C2B uses cases. RTP is a set of payment rails open to whatever use cases come along. In the short term, think B2B and payroll but there's no inherent limit to where it can go. Just don't expect it to take over POS payments any time soon. The UK's Faster Payments rails have operated for a decade and have barely touched merchant POS payments.   Another fact boot camp attendees know is that there are two ACH operators in the US: The Clearing House and the Fed. The Fed is now floating the idea of operating an RTP analog of its own. Smaller Fish may be glad to see the Fed operate an alternate system. We'll touch on that more later but the Fed will have a lot of selling to do because, at the very least, adding a new set of rails requires a lot of integration effort by financial institutions and their processors.   And I thought the U.S. payments landscape was settling down. Hah!

Peter, welkom, het is een eer je te mogen spreken hier in het kantoor van Autorola. Kun je jezelf kort introduceren voor onze luisteraars? Cash cow "Dank je, Paul. Mijn naam is Peter Grøftehauge, ik kom uit Denemarken en startte twintig jaar geleden samen met mijn broer Autorola. Mijn vader was occasiondealer, dus ik kom uit een automotive-nest. Ik bedacht een tool om gebruikte auto's online te verkopen en mijn broer programmeerde de software daarvoor. Het was 1998, dus vrijwel niemand had internet, laat staan een e-mailadres. Het bleek nog wat te vroeg voor ons idee, want er waren nauwelijks dealers die in konden loggen op onze online veiling. Toen ontwikkelden we een programma om de restwaarde van gebruikte auto's te schatten. Het werd een succes, een cash cow zelfs. We investeerden al het verdiende geld om een tweede versie van het online veilingplatform te ontwikkelen en toen dat klaar was, was de markt er ook klaar voor. Eerst alleen Denemarken, maar vanaf 2005 rolden we Autorola uit over de rest van Europa. Niet alleen B2B, maar ook C2B: particulieren omschrijven online de auto die ze via ons platform aanbieden aan inkopers. Ondertussen ontwikkelden we onze eerste tool, om de restwaarde van gebruikte auto's te schatten, verder door tot Indicata. Niet alleen houden we ons dus bezig met online auto's verkopen, ook een stukje market intelligence is belangrijk, dus iets nuttigs doen met de data die we verwerken." Dynamisch prijzen "Veel dealers hebben prima processen op het gebied van gebruikte autobeleid. Het probleem is alleen dat ze die vaak niet volgen. Als je een auto hebt staan die je niet in 40 of 60 dagen kunt verkopen, waarom zou je dat wel lukken in 90 of 120 dagen? Je kunt zo'n auto veel beter snel vervangen door iets waar je klanten wel om vragen. Maar goed, dat vraagt discipline en actie. Net zoals dynamisch prijzen. De beste prijs is niet altijd de laagste, maar naar mijn mening moet je als dealer elke week je voorraad analyseren en je prijzen aanpassen. Stel jezelf permanent de vraag of de prijs die je vraagt relevant is in de markt. En, maar dat weten de meeste serieuze occasionmanagers in Nederland wel, die markt is steeds internationaler. Op dit moment bijvoorbeeld is Duitsland een heel interessante markt om dieselauto's in te kopen. Andere landen hebben weer aanbod van andere soorten auto's en zo verschilt ook de vraag naar auto's. Ook hiervoor is het weer essentieel om de juiste data te hebben, zodat je weet waar je moet zijn voor een bepaald model." In today’s episode of Just the Tips, Dean and I talk with a serial entrepreneur who has such a fascinating and surprising background, you’re going to want to hear everything she has to say. Melinda Wittstock, CEO and founder of social marketing firm Verifeed. If you’re unsure what your ROI is on your social accounts, and even unsure of whether you’re reaching your ideal audience to begin with, you need to listen to this episode. Melinda is so far ahead of the curve when it comes to analyzing and understanding social media, this episode could have a huge impact on your business. A born entrepreneur with an eye on what’s next Melinda told Dean and me how her grandmother was actually the first to see in her the entrepreneurial spirit. At the age of 5 she went around to her neighbors and sold them tickets to a ballet performance she was putting on by herself, and she charged her dad with finding 100 seats for it. And her grandmother looked her in the eye and said, “Melinda, you’re disruptive.” Of course, it would be years later before “disruptive” was a business buzzword, but Melinda was living it from Day One. She continued in that vein as she went through college, creating an advertising department and distribution system for her student newspaper, and going on to be a business reporter for the Times of London by the age of 22. Melinda, quite simply, gets things done, and you’ll want to hear her story in this episode of Just the Tips. Stop talking to the wrong people on social media Social media is everywhere, but it’s so hard to tell who’s who, who’s legit, and who might actually be interested in what you’re putting out into the world. Melinda’s firm Verifeed is a “social intelligence” firm, which provides a real-time barometer of what’s being discussed on social media, and by whom. So for instance, say you own a natural supplement company. You may want to find people who are discussing or liking natural remedies, or yoga, or some other related interest. Now go on Twitter and try to do that yourself. Verifeed actually sorts that information for you, so you can talk directly to your ideal customers. How does it do that? You’ll want to listen to this episode of Just the Tips to find out. “Turning social media from a cost center to a profit center” Melinda says something in this episode that I think we all know, but rarely put into words. If you want to get return on your social—whether that’s revenue or simply followers and audience growth—you have to speak with a human voice. Brands that speak with an authentic human voice vastly outperform those that have a corporate voice on social, says Melinda. In fact, Melinda believes in that principle so much, that Verifeed’s entire business model is based around its ROA, or Return on Authenticity, Score. As she tells it, her company combines the human element—understanding clients’ businesses and ideal customers—with a sophisticated machine learning, artificial intelligence program that scans social media for influencers, and helps businesses see where their efforts are paying off. It’s a mind-blowing process that you have to hear her explain to believe. Give give give give ask Because this show is called Just the Tips, we had to ask Melinda how a company can know if it’s being authentic. What are the qualities of an authentic message? As Melinda tells it, you have to really know and live your “why,” why you’re doing what you’re doing. And then from there, you have to have a genuine interest in your customers. What are they interested in? What do they enjoy and why do they like the things that relate to your business? A big part of that, she says, it’s understanding it’s about your customers, about them, and not about you. So the old method of just broadcasting about yourself doesn’t work. What does work?
