While many personality assessments are available, few have the research behind them that StrengthsFinder does. That is based on the work of Donald O. Clifton. I explain strengths in greater detail.   Now back to knowing your strengths. You must first understand that all of the 34 talents are good. That's right! There are no bad ones. Certain strengths aren't better than others, so dispel that thought now. StrengthsFinder Legit? Valid? Accurate? If you're wondering, you're actually just like Sara Regan, the Lead Through Strengths facilitator in this interview. Before being exposed to the tool, she was a bit skeptical about it. Usually, before doing some strengths finding with the team, one or two among us are wondering if psychometric tools are accurate. Is StrengthsFinder legit? Is it valid? The CliftonStrengths Assessment has not escaped such skepticism from some of our participants. You're not alone. Many of us come to these tools with a cautious eye. We want to know that it's more than parlor games. We hope for a tool that allows for more than a 4-hour kumbaya team building event at work. Most of the time, skeptical people wonder, "Hmmmm, is StrengthsFinder legit, or is my boss making me go to a gimmicky feel-good-training today?" Other times, it's an industrial organizational psychologist from the HR department who wants to know about the peer-reviewed literature on the tool. Either way, people like having the confidence of knowing that the tool is tested and valid. Here’s the transcript of this episode where Lisa interviews Sara about her journey from being a skeptic to someone who fully embraces StrengthsFinder. Lisa: Hello everyone, you're listening to Lead Through Strengths, and today it's both me, Lisa and Sara Regan. You've heard a lot from me over the years and it's about time to get some new angles from some other facilitators here at Lead Through Strengths.  So let's get right into some fresh angles on strengths, from Sara.  From Skeptical Customer To StrengthsFinder Facilitator: What Prompted The Change? So Sara, sometimes we walk into a StrengthsFinder event. We're doing CliftonStrengths kickoff, it's a big thing. And you know, there are a couple of people in the room who are really skeptics. They wonder, "is StrengthsFinder legit, and is this an accurate tool?" Tell me, how did you come to CliftonStrengths, and have you ever experienced that either in your own skepticism or other people in the room and how has that gone for you?  Sara: Absolutely. I think at this point, I almost expect that there will be a skeptic or two in the room. And I, myself, also had that skepticism, when I was first introduced to StrengthsFinder. I think for me it was the opportunity of “let's bring the team together.”  I was leading a group of around maybe 25 people or so at that time, and I thought I know team building is a good thing. We do this from time to time. We'll have coffee, we'll have bagels. Maybe people will get to know each other a little bit more. But I didn't really expect there to be much of a profound takeaway.  But for me, I was really struck by reading my own report and feeling like it really did help to highlight some things that I was aware of. So my skepticism really certainly changed after I got to look at my own results. And then in seeing the results of the team members too, I mean it just really dramatically changed the way I thought about my work, my career, the types of things I said “yes” to to the type of things I said “no” to, and how to position other people for success as well.  So even though I was a skeptic, I think I was a quick convert, and really felt like even in my homegrown fashion, I was doing strengths at any chance that I could with new team members or other people that I worked with.  So now as a facilitator, I expect that there will be the skeptics who wonder if StrengthsFinder is legit. I think one of the things that really helps is that people have some of the research underpinnings, and to be able to see that ahead of time there will be people who will want to understand how was this validated, what's the reliability, why did they choose these questions...  So to make that available for people, whether it's before or after a session, that can help as well.  Lisa: Yes, that's great. We always do that in the pre-work where it's like, “Are you one of the people who wants to validate whether StrengthsFinder is legit? Here's a deep meta analysis if you want to look into it. It's a 40 page technical report with all of the design elements and reliability data from Gallup's behavioral scientists. (and for those of you who will gloss over it, just come to the session - you don't have to read it).”  So, speaking of legit...you have a master's degree in psychology, don't you?  Sara: I do.  Lisa: So I can imagine with that kind of point of view, you might have needed to dig in when you first got exposed to the book StrengthsFinder 2.0. So when you saw your own results, let's say you're fast forwarded. You're good with the tool. Now you've looked at the validity and the reliability statistics and you're feeling good. You believe that StrengthsFinder is legit. Now you look at your own results.  Unravel Your Hidden Strengths Through Your StrengthsFinder Results Lisa: Did you have any that you were personally surprised by, or even not quite sure that they were "you"?  Sara: I think the biggest surprise for me was Strategic. And as I read the description, I think it's one of the strengths that people have a lot of confusion about because our mind can go many different places about what that word means. But in understanding fully the definition in that Gallup definition of Strategic, I did find that it really clicked for me, and it was a style of thinking about systems and problem-solving.  I think I've always, as I traced back to hobbies and things that I've enjoyed, it has to do with patterns and how things fit together, so it explained a lot. I think at that point of my career, I had been in this role, or in this organization for probably seven or eight years, and I had so many ideas about how to, things that needed to change, and some of my ideas were pretty radical, and about how to reconstruct something, we need to go back to the basics and tear something down and start over.  And I think I was holding back on presenting these ideas partly because they were pretty outlandish, some of them. Some were beyond probably my pay grade or I wasn't, it didn't have a seat at the right table for that. But I began to trust that perhaps some of these ideas about how to solve systemic problems were right on and I think it gave me more permission to share what I was thinking. And then I have some opportunities to put things in practice. And what I found is, I was completely engaged in my work. I loved what I was doing.  And these things were working like they were solving systemic problems. So that was for me I felt like it was so powerful like I think it helped me to lean into my strengths in a way that I don't know that I would have otherwise.  Lisa: I think that's such a cool example of seeing things through a workplace lens where you looked for systemic problems and you gave yourself permission because so many people look at their results and go,  “Oh, this is why I'm always the voice of that in meetings.”  “This is why this is always running through my head.”  And suddenly, now that they have the result in front of them, they knew this about themselves but they say,  “Oh, that's why I ought to just leverage that.” I also love that you read the results with an open mind. So often, when people are surprised by one of the items, they want to dismiss the tool and say, "hmmmmm, is StrengthsFinder legit? It doesn't seem to capture what I think of myself." Meanwhile the disconnect is usually as simple as a terminology issue. It can also be one of those situations where you believe what the report says, yet you haven't found it valuable at work, so you don't view that thing as a strength. Sara: Absolutely. Your Strengths Are Making An Impact In Your Life Outside Work Lisa: So, I can't help it. You mentioned hobbies and you mentioned patterns, so now that we have one workplace angle on you, will you give us a way that you've seen Strategic show up in your life outside of work and how these patterns came to be?  Sara: I can. It's a hobby that I've gotten away from a little bit just by having a busy life and three teenagers. But one of my hobbies, for quite a while, was mosaic tile work. And so, I love to be able to sketch out a design. And then, I would take my tile in the driveway with a hammer and be smashing pieces of tile, and looking for exactly the color and the texture and the right piece to fit into this larger whole of the design.  And so I did some commission works for a while. I got some things that were being sold in shops, and I loved it. I love to do in this work. And so, it's partly I think goes back to that, “How can I make everything fit and very strategic?”  I feel it's the way I approach my work too. It’s I always feel like…(muffled)...optimistic like there is a solution for every problem. There is a way that this will work. I just need time, I need access to the resources, I need to play around with it but I'll get there.  And that was completely the process of doing the mosaic tile work too.  Lisa: That is sooooooo cool. I love hearing about this hobby. Also, I love looking at mosaic tiles because I thought about putting them on a shower floor - making a dragon formation - but all the same color, where the pattern and the angles of the pattern is what makes the dragon pop out to you, except they're actually all the same color. It would be a monochromatic thing. Someday, watch out, I’ll commission you. I'll get, “Come over from Boston. I need a dragon on the ground.” After your teenagers are off the payroll, right?  Sara: 'Cause even as I talk about it, I remember how much fun I had. It is definitely one of the things I plan to return to.  Lisa: It's a perfect way to end that question because this idea of strength and how you can reconnect to the things that energize you and how, when you tap into it, it's not just saying,  “Oh yeah, this hobby or this skill energizes me." “Oh, that's why I like that thing that I didn't expect to like that much, just because it uses this pattern in my mind.” So cool. This speaks to an unexpected angle of the question "is StrengthsFinder legit." It's a powerful angle because often the reports from the CliftonStrengths assessment will give you a spark. You then think, "hmmmm...that's totally true in my personal life, but I don't really use that one at work." If you have those thoughts, you might have a spark for some seriously untapped potential. Maybe you have a strength that you can unlock at work if you look for ways to apply it. --- Okay, now it's your turn. You have some great new perspective from Sara to go apply in the workplace. We wish you the best as you take these ideas, and you learn to spot them in yourself, and then apply them to your life to make the workplace a better place.  Most of all, you may believe that StrengthsFinder is a legit tool, but there's something bigger: it's believing that your strengths are valid. Welcome to episode 42 of Your Encore Life. In this episode I will continue our discussion from the last few weeks on self assessments and how they can help at any stage of life, especially in your encore.  I will talk a bit about my personal Cliftonstrengths results and a bit about the Enneagram, which I took recently through my coach Mark Ross as a basis for going through the Real Life Process to help me manage my priorities more effectively. I have included links to learn more about the Enneagram and the Reallife Process, as well as a link to Mark Ross’s business “Next Thing Group” and the Gallup CliftonStrengths Assessment web page. Let’s start with my top 5 talents from the CliftonStrengths assessment.  I will share these with you not so you can learn more about me, but so you can get an idea of what this assessment is like and how it can help you learn more about yourself. Don’t try to learn what I am telling you here.  There is a wealth of information on the websites that I have provided links to, just listen to this 1000 foot view so you can get a picture of what these assessments can tell you about yourself. My top 5 talents are: Belief Responsibility Connectedness Relator Developer Stick with me as I read the descriptions of each of these talents….. Each of the 34 talents has a description of what characteristics are present in mature and raw form.  If you recognize that one or some of the raw characteristics describes you, you can focus on how to move that characteristic from its raw form to a more mature and productive form.  The mature and raw characteristics of my top 5 are….. You can see the wealth of very highly researched information you can gather that will give you much clearer insights about yourself. Now let me give you my Enneagram type and see how there is a relationship between it and my top 5 talents.  My core style is 2, with my neighboring auxiliary style of 1.  In stressful situations is 8.  So what does all that tell me? My core style of 2 is described as the following…. My preferred wing style of 1 is described as the following… What my core style of 2 may find easy to do is…… What my core style of 2 may find difficult to do is….. I hope this walk through my assessments has been helpful for you to see how they can help you to learn more about yourself and help to guide you to be your most and best productive self, to live in your “Zone of Genius”, which we will discuss in a later episode, and to live your best encore life. Welcome to episode 41 of Your Encore Life. In this episode we will be talking specifically about the CliftonStrengths Assessment and why it has value for those of us entering into or already in our Encore Life.  As you may recall episodes 39 and 40 were both discussing the value of maximizing your strengths, focusing on strengths and building them rather than putting an emphasis on your weaknesses and trying to overcome them.  We also talked a little about how to minimize your weaknesses by maximizing strengths or by methods discussed in an article by Brent O’ Bannon referenced in episode 40 titled “To Manage Your Weakness, PLUG your LEAK”.  Let’s start by reviewing that: L: Loath - What activity do you absolutely hate to do? E: Escape - What activity do you avoid at all costs? A: Average - What activity is a weakness that no matter how much you try, you are only average at it? K: Kink - What activity no matter how much you improve leaves a kink in your stomach when doing it? P: Plan - consciously use one or more of your strengths to boost your weakness. L: Leave - Decrease or eliminate if possible the need to perform that activity. U: Unite - Find someone to perform that activity that is a weakness in your place. G: Grow - If you have to continue this activity, find a way to improve such as training in the basics, then let it go. The book lists five characteristics of a strength and how best to develop them.  Here we go: Listen for Yearnings:  What have you seen or heard that makes you think “I want to do that”?  What makes your heart flutter or sing?  This cannot be confused with what they term as “misyearnings”, which can be driven by a desire for power, glamour, and excitement and can derail us from our true strengths path. Watch for Satisfactions:  “Satisfactions are those experiences where the emotional and psychic rewards are great”.  You really enjoy doing them. Watch for Rapid Learning:  If you are learning something best by jumping in and you feel like you have always known how to do something. Slow and laborious learning is a sign that this may not be an area of strength. Glimpses of Excellence:  Often evident in a finite activity or performance, which isn’t necessarily impressive but a trained eye or you sense a moment where you shine brightly. Total Performance of Excellence: Total performance excellence is defined in the book as not being “a glimpse, but the complete extension of an activity.  It doesn’t happen occasionally, but each time the activity is performed.  It is not subject to circumstances but transcends them. To become exceptional: Pick a strength and pursue it. Claim it out of fantasy and into action. Do more of it Enjoy it Again I have included links to the articles and book mentioned in this episode as well as a link to access the CliftonStrengths assessment, which we will talk more specifics about now. The global strengths movement started six decades ago when Don Clifton posed a simple question: "What would happen if we studied what was right with people versus what's wrong with people?" The test itself is an hour-long online assessment, where you'll see 177 paired statements and choose which one best describes you. The assessment measures your talents -- your natural patterns of thinking, feeling and behaving -- and categorizes them into the 34 CliftonStrengths themes. Your customized CliftonStrengths reports and guides help you chart your course to accomplish great things using the true north of what you naturally do best. You will get a customized dashboard on the Gallup Access platform to find resources and tools that will help you learn how to do more of what you naturally do best. I would encourage you to look over the Gallup CliftonStrengths website that I have included a link to in the show notes to learn about the extensive research that has gone into making this such a powerful assessment tool. I want to emphasize the word I used “tool”.  There are many assessments out there that measure all sorts of individual traits and characteristics, some of them excellent like the CliftonStrengths assessment, and some of them mostly useless and poorly researched.  You should never let any assessment define who you are and paint you into a box.  They can be extremely useful in gaining a better understanding of your strengths, values, and personality traits that make you unique.  The better we understand ourselves and what makes us tick, the better we are prepared to be our best selves. So why would it be important to know our strengths as we enter into our encore life?  Often times we are painted into a box by our careers which can make it difficult to make the best utilization of our strengths.  It is when our passion and strengths meet that we are most successful and most satisfied.  Once you have the freedom of choice with what you do with your time to pursue your calling, your passion, what makes your heart sing, is often in what we call your encore life. So I encourage you if you haven’t already done so, take the time to discover what the CliftonStrengths assessment can tell you about what talents you have been gifted with so you can maximize those talents and turn them into strengths. Welcome to episode 40 of Your Encore Life.  Today we will be expanding on the introduction to strengths that I began in our last episode. We will define what strengths are, talk about the five characteristics of strengths, and talk about an article by Brent O’ Bannon about managing your weaknesses. I am pulling some of this information from the book “Soar With Your Strengths” by the father of the Cliftonstrengths assessment and author of several strengths based books Donald O. Clifton, and Paula Nelson. The book states that the definition of strengths is based on two different levels. “On a rudimentary level, strengths are the things you do well.”  Things such as goaltending in soccer, marketing, selling, developing others, speaking…you get the idea.  A more sophisticated definition is on another level and includes things like “patterns of behavior, thoughts, and feelings that produce high degree of satisfaction and pride; generates both psychic and/or financial reward; and presents measurable progress toward excellence.”  In other words, physical forms of strength, and the second type that have more to do with “ego, persistence, dedication, courage, pride, perfection, and competition.”  The book lists five characteristics of a strength and how best to develop them.  Here we go: Listen for Yearnings:  What have you seen or heard that makes you think “I want to do that”?  What makes your heart flutter or sing?  This cannot be confused with what they term as “misyearnings”, which can be driven by a desire for power, glamour, and excitement and can derail us from our true strengths path. Watch for Satisfactions:  “Satisfactions are those experiences where the emotional and psychic rewards are great”.  You really enjoy doing them. Watch for Rapid Learning:  If you are learning something best by jumping in and you feel like you have always known how to do something. Slow and laborious learning is a sign that this may not be an area of strength. Glimpses of Excellence:  Often evident in a finite activity or performance, which isn’t necessarily impressive but a trained eye or you sense a moment where you shine brightly. Total Performance of Excellence: Total performance excellence is defined in the book as not being “a glimpse, but the complete extension of an activity.  It doesn’t happen occasionally, but each time the activity is performed.  It is not subject to circumstances but transcends them.   To become exceptional: Pick a strength and pursue it. Claim it out of fantasy and into action. Do more of it Enjoy it Let’s talk briefly about minimizing our weaknesses.  I have referenced an article by Gallup Coach Brent O’Bannon titled “To Manage Your Weaknesses, Plug Your Leaks”.   He states that “a major weakness is when you are not good at an activity, don’t feel passion for that activity, though it’s important to your career success”.  A “minor weakness is sometimes called a learned behavior that we are average to good at, while not enjoying or feeling passion for this activity, which is not a major part of our job or career success”.  This article uses the acronym LEAK to identify your weaknesses and PLUG to minimize the weakness, hence the name of the article “Plug the Leak”.  Here are the acronym meanings: L: Loath - What activity do you absolutely hate to do? E: Escape - What activity do you avoid at all costs? A: Average - What activity is a weakness that no matter how much you try, you are only average at it? K: Kink - What activity no matter how much you improve leaves a kink in your stomach when doing it? P: Plan - consciously use one or more of your strengths to boost your weakness. L: Leave - Decrease or eliminate if possible the need to perform that activity. U: Unite - Find someone to perform that activity that is a weakness in your place. G: Grow - If you have to continue this activity, find a way to improve such as training in the basics, then let it go. Again I have included links to the articles and book mentioned in this episode as well as a link to access the CliftonStrengths assessment. We will continue our discussion about strengths and more about the CliftonStrengths assessment on our next episode.  In the mean time, remember David writes in Psalm 139:14 I praise you because I am fearfully and wonderfully made; your works are wonderful, I know that full well. You were given your strengths for a reason. Focus on them and be grateful for them.  Don’t beat you head against a wall focusing on your weaknesses, but rather learn to manage and minimize them. New #Janette's TV episode – Marcus Buckingham is a British author, motivational speaker and business consultant who has appeared on ABC's The View, The Oprah Winfrey Show, Good Morning America, The Today Show, Larry Ling Live, The Dave Ramsey Show, and many more. He suffered from a substantial stammer which he initially found very difficult to overcome, and said he was unable to speak until the age of 13. But he conquered it when asked to formally address other boys at his prep school by pretending he was speaking to just one person, rather than 300. He went on to study at Cambridge where he was recruited by educational psychology professor Donald O. Clifton, the founder of Selection Research (SRI) which allowed businesses to identify talents in individuals and match people to the right roles. SRI acquired The Gallup Organization in 1988 and took on the Gallup name during which time Buckingham became a member of a team working on a survey that measured a broad range of factors that contribute to employee engagement. From those surveys and interviews with thousands of managers, he published with coauthor Curt Coffman, the New York Times best-seller book First, Break All the Rules. The book describes what the world's greatest managers do differently. With over 1 million copies in print, this book was also selected as one of the 1000 Best Business Books of All Time. In 2006, Marcus started The Marcus Buckingham Company (TMBC) and created management training programs and tools. This helped him to launch a coordinated series of products in conjunction with the publishers of Go Put Your Strengths to Work. Most notable was Trombone Player Wanted, involving a young boy who wants to abandon playing the trombone in favour of the drums (based on Buckingham's own experience in music classes as a boy). Together, the book and the film series became the basis of a TMBC workshop called Simply Strengths. Początkowa nazwa badania się zmieniała ( do niedawna StrengthsFinder) i samo narzędzie też ewaluowało. Od razu można je było wykonać on-line (od 1999 r.) tak by był dostęp do szerokiego grona zainteresowanych. Badanie talentów jest dostępne tylko na stronie Gallupa.Obecnie funkcjonuje pod nazwą CflitonStrengths.Pace nad badaniem talentów dla dzieci prowadziła Mary Reckmeyer- Dyrektor Gallup’s Donald O. Clifton Child Development. Próbowano określić cechy młodych osób, które pomogą im stwierdzić kim są, co lubią robić, jak działają. Najpierw dzieci utożsamiały swoje cechy z obrazkami przedmiotów lub zwierząt, potem zostały dodane jednozdaniowe opisy. Ostatecznie wybrano jednozdaniowe opisy, które odnoszą się do pozytywnych działań, cech związanych z codziennością dzieci.Od jakiego wieku można wykonać?Powyżej 15 roku życiaMiędzy 10 a 15 rokiem życia. W tym wypadku nie trzeba wykonywać badania ponownie, gdyż odpowiadając na 177 par stwierdzeń Twoje talenty są od razu uszeregowane od dominujących do tych mniej używanych. Kod dostępu do badania nie tylko pozwala je wykonać, ale jednocześni określa o jakiej ilości talentów dostaniesz informację (5 dominujących, wszystkie 34, czy te od 6 do 29 talentu). W trakcie badania nie odpowiedziałem na kilka pytań. Czy to jest problem? To się czasami zdarza i nie martw się tym. Kalkulacja wyniku przewiduje takie sytuacje. Czy badanie CliftonStrengths warto powtarzać? Generalnie Gallup nie poleca wykonywanie badania wielokrotnie. Pierwsze ukończenie badanie jest najbardziej wiarygodne. Przy powtarzaniu badania może się okazać, ze talenty w pierwszej dziesiąte zmieniają soje miejsce w obrębie tej dziesiątki. Kasia generalnie nie poleca. Czasami osoby, które wykonują ponownie potem czują że pierwszy wynik był najbardziej odzwierciedlający ich sposób myślenia i zachowania. OK, no need to bury the lead — the title of this post says it all: “It’s time to hit the pause button on Get Your Message Heard.”  It’s not a hasty (or easy) decision, and it is one that I’ve literally spent the last 3 months debating.  The driving force behind all that deliberation is my core and foundational belief that what matters most for all of us is playing to our strengths as much as we possibly can. It’s simply never made sense to me for people to work so hard on becoming good at stuff they don’t do well when they can create far more impact when they get better at doing the things they already do well.  That’s why I found the book Now Discover Your Strengths by Donald O. Clifton and Marcus Buckingham so compelling when it first came out. Completing the included assessment and learning my top 5 strengths (from the list of 34 total strengths) was liberating and affirming.  It also put a lot of things into perspective for me. Like why I always think about the bigger picture and believe so strongly in the power of mapping a vision and then speaking it into existence.  You see the Strengths Finder Assessment (now known as the CliftonStrengths Assessment) revealed that four of my five strengths were in the area of strategic thinking and the fifth was in the area of influence. In other words, I am wired to think about what it possible and the to work through others to make the vision a reality.   That explains just about everything I have ever done in my life. And it confirms why so much of my time is spent thinking about the future and seeking ways to make it better than the past.  A side effect of this gifting is the constant evaluation of everything I do with an eye on how it can be made better and whether it should still be done. That latter not being the easiest thing for most of us to think about.  As I’ve traveled the recent journey that’s been shared in the last few episodes of the podcast, one nagging question has haunted my mind daily: Am I spending most of my time doing the work that I do best? The work that I was designed to do.  Why did thinking about that question lead me to the decision to hit pause on the podcast?  Because I realized that the path it was on was not aligned with the path I am evolving in my business. And, more important, that the resources, effort, and energy I was devoting to creating the weekly episodes were being misallocated and keeping me away from doing work that needs to be done to serve the people I am here to serve.  Not an easy, or comfortable, admission, but a necessary one that I believe is 100% correct at this moment in time. Here’s why:  The journey I have been on since I sold my niche business and made the decision to pivot my work has led me to reconnect with my core passions of working with individuals and teams to map strategic visions and communicate them into existence. But that is not what we’ve been talking about on Get Your Message Heard.  That’s because Get Your Message Heard was a key part of my journey to discover (actually rediscover) what really lights me up — the work I want to devote the rest of my life to doing. And, frankly, I am proud of the body of work that came out of that process because I know it will help others as they navigate their path to creating their impact.  But it’s time to take a step away from the weekly work of putting out an episode so I can redirect my effort and energy to creating the foundational messages that will attract the clients I can serve best as I move forward.  Whether that will lead me back to a podcast in the future is unclear to me at this moment. But I know what I most need in my business at this moment in time is a clear path for the people I am here to serve — a path that helps them see what is possible for them and enables them to decide if I am the right person to help them pursue it.  So this episode formally announces my decision to HIT THE PAUSE BUTTON and stop sharing a weekly show UNTIL I gain clarity on how to make the show (or whatever replaces it) serve the audience more than it serves me.  Thank you to all who have listened to the show since it started just over two years ago. I am grateful and it is my sincere hope that you found the insight you needed in the conversations. I hope you’ll stay tuned as things evolve and wish you much success in Getting Your Message Heard and creating your impact on the world.

Here's a Full Transcript of The Show You’re listening to Lead Through Strengths, where you'll learn to apply your greatest strengths at work. I'm your host, Lisa Cummings, and today we cover the question, “Is there proof that strengths-based development works?” If you're considering StrengthsFinder or strengths-based development, strengths based culture in your organization. This comes up pretty often. People say, “Hey, if I'm going to move away from this thing that you call a lopsided obsession with weakness fixing, I want to know is it actually going to work?” What I have for you today is 1) a proof point through a case study...some actual research...and then 2) the other is a metaphor because it's a really clear way of thinking and making it obvious that strengths-based development is the way to amplify performance on the job. First, for your proof point, some researchers at the University of Nebraska did a study to quantify the effects of what it is like when you invest in your strengths, versus when you invest in something that you're just average in. They did this test with the topic of speed-reading. They brought people in off the streets and subjected them to this speed-reading test, and at the end of the speed-reading test, they divided the subjects into two groups. Group 1: they were naturally talented at it. Group 2: they were average at the skill. The average people read 90 words per minute and the naturally talented people read 350 words per minute in this is the first round with no training. Just imagine bringing you in off the street and testing you on how fast you can read. Next, after that first round: they offered the same training to all subject. What they were going to look for, of course, is the answer to the question: "Can the naturally talented people use the same training to amplify their performance at a better pace than those who didn't have the natural talent?" Well imagine this is very much like work. You see people come in to the same job, but they have different background, skills, talents, knowledge, experience. You see that one person really takes to the job easily. And another person - they don't ramp up as fast, and the work is not intuitive to them. They're slower at it and it never feels quite right for them. Now, back to the study. All the subjects were given the same training and in the second round, after this training, those average participants, who started out only being able to read 90 words per minute, made some improvements. They went up to a 150 words per minute. This is very much like what you see on the job. You bring in people from off the street. You say, “Hey, you're going to go through the phone rep training and everybody's going to go through the same thing, and everybody who tries hard is going to improve.” So, as expected, these subjects got better. They made a 66% improvement in their performance. That's great. It did something, yet the first piece of insight here is if you remember back to a minute ago...I said the naturally talented group already read 350 words per minute in their first round. So they already beat the trained (average) people right there. That's an interesting insight because you see how your natural talents can help you perform, even when you've never been trained in something. Now, the real magic in this story, in this case study is what happened to the people who were naturally talented. That group improved 828%. So if you ever hear me talk about your triple-digit-performance-improvement-shortcut being strengths, this is what I'm talking about. They went from 350 words per minute to 2900 words per minute with the same training as the other people. One group of people improved to get to 150. The other group of people improved to get to 2900. You've seen this in the workplace, if you've looked around. You have the same people with the same training exposure, and you see very different performance levels. With those performance levels, you can see high performers who try really hard, but you can also see low performers who try really hard and they're just not getting it because it's not in their zone of genius, so there's the proof point for you: 828% performance improvement for that group of people who focused on what they were already naturally talented in. Now I mentioned that I would give you a proof point and then I would also offer you a metaphor that demonstrates it I think had a real guttural kind of level like, yes, this is how we should be thinking. So there is a book put out by Donald Clifton and the Gallup organization called Soar With Your Strengths. Now this is an older book and it's actually a fable. It has a really good metaphor in there about taking an animal and sending it to training in something that it’s not good at. I'm going to extend the metaphor and do the Lisa version of it. It's a little bit silly, but this way if you read the book, you can still get something out of it, so imagine this. Imagine you're going to work and at work you have a fish, and at work you have a cat, and it's been a year into their experience at work and you say, “Fish, it's time for the performance review and I’ve gotta tell ya, we've had you on that responsibility of mouse catching and you've been doing a really cruddy job at catching mice. We're going to really focus in, we're behind you, we want you to be successful, so we're going to spend the next year putting you through a training program so you can be really good at mouse catching. Fish, you're going to go to mouse-catching school." "Now, Cat, time for your performance review. Gotta tell ya, you did great at mouse catching, but you've also had that responsibility of swimming and you know every time we put you near the pool...you scream...you scratch. You’ve got people in the HR office because their faces are all cut up when they're trying to throw you in the pool. It's been a real nightmare. We want you to be successful though. We're going to send you through a year long training program to make you a great swimmer." Ok, so got my weird HR conversation here and you can imagine how ridiculous it would be to spend a year trying to teach a fish to catch a mouse and how ridiculous it would be to get a cat to swim. But if you flip that around and send that fish to swimming school and make it the best fish on the planet, you can see what would happen. Oh yeah! That's its natural tendency and that's what it was made to do. Same thing with a cat. It's made to catch a mouse. This is something that of course it's not as easy and clear with human beings what they were born to do and we're a lot more complicated because we've probably been squashing a lot of those things out of ourselves and hiding them and it's more difficult to make them apparent. But even the notion that you as yourself or that you as a people manager are looking for the genius in that other person that is exactly the path that's going to unleash performance in the organization. So get your fish in fish school. That's the big lesson. StrengthsFinder Activity: Conversation With Your Team Now let's talk application. As you listen to this audio and think about yourself personally, think of a time when you learned something new and it came really easily to you...more easily than that same thing would come to most people. If you make yourself think of 5 or 10 of these types of things, you're going to see some trends. You can extend those trends into your current role and think, “all right, if this stuff comes naturally to me, then how can I extend that into my current job?” If you want to apply the same question at a team level because you're a people manager or you're a strength champion (and awesomely) you are bringing this to a bigger conversation, then you can answer the question by going around the table and having a chat about it. For example, somebody says, “OK, you know, every time we have to learn new software, it is just so easy for me. I don't even know why user manuals exist. I don't know why help screens exists. I can't believe they have to be built out in such detail, because it's just obvious to me how it's going to work.” Maybe another person in a sales role says, “you know, you're doing a new initiative on storytelling,” and when that gets launched, the person is like, “Yeah! That seems easy and fun. This is how you want me to sell. Okay, no problem. Forget those other models we've been talking about. This is what I've been wishing for all along.” Or, maybe you have someone in a project management role and they say, “you know, I can really spot the dependent tasks, I mean like nobody's business...even when the rest of the team can't see the connections. They're oblivious to some of these things that are really connected to each other and are going to make the critical path, and others have to experience the whole thing to realize that some of those steps were connected and that they matter. That's the start of the question as a team, and then of course the magic isn't just knowing that something in the past happened. Then, the next part of the question is: “How do we amplify this talent? If this is something you're naturally gifted in, how do we get you more of that? How can we get more of your genius on display at work?” That makes a great team conversation. Based on the size of your team, you can spend however much or little time you have for this. I'd recommend allocating about 5 minutes a person, so it might be a 30 minute conversation, but if you only have 5 total minutes to spare at the beginning of a team meeting, ask people to submit the answer to you in advance. Put it in a spreadsheet. Collect it before you show up in the meeting so that you've done the first-level work in advance. Then when you get in the room, it's 5 minutes of, "Here we go. Rapid fire. How can we amplify this stuff?" And then you can take it further in the time that you're actually in person together. Okay, with that, you have a new question. Hopefully you have a newfound appreciation for how strengths based development really does work - how it does amplify your performance more than an obsession with weakness-fixing would. Now you have some questions to discuss as a team, and some things to think about on your own so you can amplify your own performance at work, and the performance of those around you. Es macht keinen Sinn an seinen Schwächen zu arbeiten. Denn so erlangen wir höchstens ein Mittelmaß. Die Konzentration auf deine Stärken bringt dich quasi automatisch zu überdurchschnittlichen Leistungen! Warum das so ist? Ganz einfach. Vielleicht ist dir schon mal auf gefallen, dass ein und dieselbe Person oftmals gleich handelt. Dann wird oft gesagt: „Derjenige tickt halt so“. Die Ursache dafür liegt im Gehirn. Denn dort sind ganz viele Verbindungen abgerissen und andere wurden zu Autobahnen ausgebaut. Dadurch ticken wir, wie wir halt ticken. Wir können also gar nicht anders als unsere Talente zu benutzen. Das traurige an der ganzen Sache ist, dass viele sich ihrer Stärken nicht bewusst sind und sich in einem Umfeld befinden, welches gar nicht zu ihren Stärken passt. An diesen Punkten möchte das Buch: „Entdecken Sie Ihre Stärken jetzt!“ ansetzen. Es geht also darum, sich selber und seine Talente besser kennen zu lernen.

A decade ago I began a fascination with minimalism. I'm a non-practicing minimalist. I love the idea. I just haven't found the energy to do it. It still captivates me though because it's simple. Easy. Void of unnecessary stuff. More of a distraction-free way to live. Persuasion and communication have been central components of my professional life. Personal development, cognitive research and the power of the mind have been staple subjects of the book I'm most drawn to read.
