Set Up For Success 3: Don't be a bad boss (to yourself)Ping… the dread came quickly. Somewhere in my mind I knew I had missed something vital in one of the 15,000 school emails that heralded the beginning of term. Sure enough, I had missed something critical. A school trip…tomorrow. One of my kids can only go on school trips if I am there to give a helping hand and a reassuring bolster for the risk assessment so making sure my diary is clear and my attitude positive for those days is really important to me. But with three kids, the craziness of the EHCP system and a lot of medical appointments to juggle things often slip through the net.This is when I am so incredibly grateful that my boss is ME and I am generally a reasonable employer. Thanks to my independent practice I was able to message my assistant to reschedule my (thankfully manageable in number) clients to later in the week and I got to witness my kid laughing with friends in an old castle. It meant so much more to me than a morning off work, IYKYK.If you've been teetering on the edge of going “all in” in your private practice because you need that kind of flexibility and autonomy in your life I recommend it whole heartedly and I would love to hold your hand as you jump in.To truly create flexibility you need to start with asking yourself some honest questions about what you want from your practice financially. 1. How Much Do You Really Want to Earn?Let's be honest, this can feel a bit uncomfortable to talk about, can't it? As helping professionals, there's often a pervasive belief (sometimes from our peers) that it's somehow "wrong" to make good money from mental health services. But let's ditch that shame right now. You are highly skilled, highly qualified, and you deserve to be paid well for the incredible impact you make. Forget comparisons to others. What annual and monthly income makes all this effort worthwhile for you? What figure will make you feel truly rewarded and respected for your expertise? This isn't about being greedy; it's about sustainability. Write that figure down. This is your target. 2. How Much Time Will You Actually Spend Working?This is where reality meets aspiration. Consider:Weeks worked per year: Factor in holidays, sick days, and those inevitable caring responsibilities. For many parents, realistically, it might be 40 weeks or even less. My kids dictate that it's less for me!Total weekly working hours: This includes everything – client sessions, admin, business development, CPD, supervision. Don't just think "client hours."Client-facing hours per week: You can't see clients 24/7. There's so much more to running a successful business. What's your personal threshold for doing your best work? For me, it's around three therapy clients a day. I can do more, and I did for years, but one of my core values is delivering high-quality service, and that requires time for thinking, formulating, and reading. This number is wildly personal, so be honest with yourself.Once you have your realistic weeks worked and client-facing hours per week, you can easily calculate your annual client hours. This is a critical number! 3. What Services Do You Truly Want to Offer (Right Now)?Don't overcomplicate this for your start-up phase. What's the easiest way for you to bring in income? Therapy, supervision, consultation, coaching, groups? What aligns with your current expertise and makes you feel excited? Think "kick-starting," not "long-term grand plan." 904. From the military to tech, sales to social media, and now teaching, my career path has been anything but conventional. Along the way, I've learned invaluable lessons that have shaped my ability to reinvent myself time and time again. Here are 10 key lessons I've learned throughout my journey—from Navy cryptologist to sales leader to educator—and how each experience contributed to my ongoing reinvention.Lesson 1: Sometimes the Most Unlikely Beginnings Lead to the Most Rewarding CareersI started my career in the Navy in 1992, where my job as a cryptologist and delivering messages by hand might not have seemed like the perfect foundation for the corporate world. But it taught me how to handle responsibility, work under pressure, and solve problems—all skills that would serve me throughout my career. From living on a Coast Guard base in the San Francisco Bay area to spending a year in Korea teaching English to a young Korean boy, I learned early on that diverse experiences can provide the foundation for something much bigger.The lesson here? Don't underestimate the value of seemingly unrelated experiences. Every chapter adds a layer to your skills, resilience, and perspective, even if it doesn't immediately seem relevant to where you want to go.Lesson 2: Be Open to Opportunities and Embrace the Learning ProcessAfter moving to Milwaukee in 1996, I started college to become a teacher, but I didn't stop there. I also delivered pizzas and became a peer trainer teaching faculty and students about new technology. Those experiences taught me that no matter your role, you can always learn and grow.What I realized is that even early in your career, the opportunities you take can be just as valuable as the degree or job you're aiming for. The key is to be open, ask questions, and be curious about everything around you.Lesson 3: Don't Be Afraid to Take Risks—Even When It Means Leaving CollegeIn 1998, I made a bold decision. I dropped out of college to pursue a “real job” in tech support, which eventually led to my first sales job selling high-speed internet. At the time, the internet wasn't nearly as fast as we now think of it, and there was a lot of skepticism around the promises we made to customers. But I learned that taking risks and stepping outside my comfort zone would be necessary to continue growing.The lesson here? Calculated risk-taking is vital to career growth. Sometimes, leaving the traditional path can open doors to opportunities that might not be on your radar otherwise.Lesson 4: Show Up and Be Ready to Learn—Even When It's HardBy 2000, I had transitioned into a stockbroker role and was working on a trading team. I was also responsible for teaching others how to use our online trading platform. After 9/11, I realized that technology was my true calling, so I transitioned into IT. Within two years, I earned my first management role, and eventually worked my way up to a VP of IT position.The key takeaway? Show up fully, be ready to learn, and always look for ways to add value. This is how you rise through the ranks and start shaping your own career trajectory.Lesson 5: Leadership is About Stepping Up—Even When You're Not Fully ReadyIn 2003, I finished my degree in computer science and took on a leadership role. About a year later, my manager decided to leave, and I was given the opportunity to lead the team. Even though I wasn't entirely prepared, I stepped up and said yes. That decision was pivotal in my career. It taught me that leadership often comes when you least expect it—and when it does, you need to be willing to take that leap of faith.Sometimes, leadership isn't about having all the answers; it's about being willing to step up and figure it out.Lesson 6: Your Experience and Knowledge Are Valuable—Don't Be Afraid to Share ThemIn 2005, I started my blog, sharing lessons I had learned along the way. I was reading books and consuming other blogs, and I wanted to contribute to the broader conversation. It was a humbling experience, but it also taught me that sharing your expertise—even when you're not a household name yet—can make a huge impact.In 2007, I joined David Zinger to write the Slacker Manager blog, co-authoring content on employee engagement and leadership. This experience taught me the power of collaboration and how sharing knowledge publicly can boost your credibility and open doors.Lesson 7: Self-Belief Is the First Step to Reinvention—Everything Else FollowsIn 2010, I decided to leave my corporate job, something I had been contemplating for years. People doubted I was really going to leave, and many thought I would fail. But I printed business cards, started networking as a consultant, and landed several consulting gigs with small businesses.The key lesson? Self-belief is the foundation of reinvention. When you believe in your ability to solve problems and create value, you can step into new opportunities, even if others doubt you or question your decisions. Your belief in yourself is what will propel you forward.Lesson 8: Clarity of Offer is Key to Digital Leadership and Sales SuccessIn 2013, I worked for a Silicon Valley software company and led the social media strategy. We made three major changes to our product's strategy within 18 months, and as a result, our product didn't sell well. Meanwhile, a more established product with a clear, defined space in the market continued to do well.This taught me that clarity is essential. If your audience doesn't understand what you're offering or why they need it, they won't buy. A clear, consistent message is key to success in sales and leadership.Lesson 9: Tenacity and Simplicity Are Keys to Teaching the UnbelievableIn 2015, I returned to the world of speaking and training, teaching salespeople how to leverage social media. At the time, many people were skeptical about social media as a business tool, and it was up to me to show them its value. I had to simplify complex ideas and be persistent in explaining them until others understood.This experience reinforced the lesson that teaching something new or controversial takes tenacity, courage, and the ability to break down complex ideas into simple, actionable steps. Persistence pays off when you're teaching others to see what they can't yet fully grasp.Lesson 10: Flexibility and Hustle Are Essential for Navigating Life's Unexpected TurnsIn 2022, I joined Bamboo HR in Sales Enablement, but by mid-2023, we moved to Ohio, and I had to give up that role. I pivoted again, working as a substitute teacher while I looked for a full-time position in education.What this taught me was that you have to be flexible when life throws curveballs, and you have to be willing to do whatever it takes to stay true to your goals. I rarely read career books cover to cover. But when I listened to Search in Plain Sight by Somer Hackley, I was hooked. It wasn't a blog post padded into a book—this was the real deal. Structured, thorough, and full of insights that I wish I had twenty years ago.Naturally, I invited Somer onto the Fireside PM podcast to dig deeper. What followed was a masterclass on how executive search firms actually work, what most job seekers get wrong, and how product managers (PMs) can be far more effective in today's hiring market.This post distills our conversation and offers practical takeaways for early to mid-career PMs in Silicon Valley.1. First, Understand the Recruiter's Job Is Not to Get You a JobMost people think executive recruiters are job-finders. They are not."Recruiters are filling positions for the companies that have hired them," Somer explains. "Job seekers think recruiters help them get jobs—that's the No. 1 misconception."Retained search firms, like Somer's, work for companies. Their job is to find the top 5 people in the world for a specific role. They aren't career counselors. If you email them out of the blue asking, "Can you shop me around?" you're starting off on the wrong foot.Instead, try this:* Introduce yourself briefly.* Acknowledge they may not have a role for you now.* Ask to stay in touch and offer something useful (referrals, trends, etc.).Which leads us to…2. Givers Get Remembered"The best way to lodge yourself in someone's brain is when they want to talk to you."If a recruiter reaches out to you about a role, take the call. Even if it's not a fit, this is your shot to build a real relationship. Give them referrals. Share industry insights. Offer to help.Even cold outreach can work—if it's memorable and has value. But better than cold outreach is being referred by someone they trust."Awesome by association is a real thing."Want to stand out in a recruiter's memory months or years later? Make yourself memorable and refer great people. That moves you into the "awesome bucket."3. Shift From Chronology to ClarityMost PMs walk recruiters through their resumes chronologically. Don't.Instead, use the "Think of me when…" framework."I view recruiting as journey matching, not just title or industry matching."What Somer means is this: articulate the kind of journey you help companies with.For example:* "Think of me when you're taking a Series B startup through its first platform rebuild."* "Think of me when you need a PM to lead a 0 to 1 AI product with regulated data."Be specific. Counterintuitively, the more focused your ask, the more opportunities you'll attract."If you say you do everything, you're not memorable. If you're specific, people will actually ask if you can do other things too."Nail your "Think of me when…" and you'll win more attention and more fit.4. Build Momentum Before You're Job HuntingIf you wait until you're actively looking to reach out to recruiters, it's already too late."Check in once a quarter when you're not looking. Keep doing that. Then 10 years go by and you're top of mind."Also, don't expect a quick match. Recruiters have to work with the roles their clients hire them to fill. That may or may not line up with your profile today. So think long term.5. Your Mindset Is Your FoundationThe hiring process is brutally uncertain. You can be perfect for a role and still not get it."It's not always about the perfect fit. Sometimes it's timing, politics, or just who else is in the mix."So how do you stay sane?Somer recommends two things:* Surround yourself with a personal board of champions."People who want you to win."* Use curiosity to stay grounded."If you approach things with curiosity, you'll take the edge off the pressure to impress."I'd add: don't take silence personally. If a recruiter ghosts you for two weeks, it probably has nothing to do with you.6. Be Transparent with Trusted RecruitersShould you tell a recruiter if you're not sure about a role? Or if you're juggling other offers?Somer says yes—if the recruiter seems trustworthy and aligned."If I put you forward, I want you to win. So tell me what's really going on. Then I can help position things properly with the client."Good recruiters aren't trying to lowball you. They're trying to avoid surprises that make everyone look bad."Let us be your buffer."The caveat: if you get a bad vibe, trust it. Not every recruiter is great. But when you find one who is, work with them, and be honest.7. In Final Rounds, It's About RiskIf you make it to the last stage of interviews, here's the real secret:"They're looking for the safe choice. Not the flashiest."That means:* Be likable.* Be prepared.* Show you've done this kind of thing before.* Ask smart questions that show you understand what success will really take.As a former hiring manager at Google, I can confirm: often, multiple candidates are great. The final choice often comes down to small things: a strong reference, cultural fit, or someone who just de-risked themselves better.8. Own the Compensation ConversationSomer's advice here was nuanced and spot-on.* Talk about comp early and often.* Don't wait until the offer.* Create clarity about your expectations and what you'd be walking away from."It's a multi-channel conversation. We're talking comp on the first call, the second, the fourth. I want to make sure the offer you get will be accepted."Use tools like:* What offers you're currently seeing* What equity you're leaving behind* Comp benchmarks from recruiters or friendsAnd always be clear on your own ask:"You don't have to give a single number. Just be prepared with ranges that reflect your walkaway points."9. Don't Be Afraid to Ask Hard QuestionsCandidates often avoid asking tough questions late in the process. They worry about seeming ungrateful or negative.But:"Asking good questions gives the client comfort that you're thinking about this the right way."Ask about challenges, gaps, political realities. Ask what's not working. If this role might be yours, you need to know. And you earn respect by showing you want to succeed, not just land the job.10. After You're Hired: Stay in TouchRecruiters who place you can become allies for life. Keep the relationship warm."Once you can text someone, it's easy to stay in touch."You never know when you'll:* Build a team and need help hiring* Be looking again* Have someone to referA short "Thinking of you" or "Saw this post and thought of you" goes a long way.Final ThoughtsThis conversation was packed. If you have an injury, you need to be very careful. The goal is to be pain-free, but a roller might not feel great. Work with quality, not quantity, and spend five to ten minutes with mindfulness.Normalizing Self-care[3:56] You must begin to normalize self-care, and it must become a part of your daily routine. If you're going to stand up and walk out of a room, why not take a second to stand in the doorway, and stretch? Put your arms on the door frame, open your shoulders and chest, and spend at least three to five minutes stretching, three times a day. This will help you build some consistency.Working With Injuries[05:30] You must break your fascia and scar tissue after an injury. If you have a knot in your shoulder, this is the protective tissue trying to heal the inflamed area. That is why the rollers are so effective. If you don't have a roller, try self-massaging. Do whatever it takes to work on that area and achieve a full range of motion for blood to flow and heal the area.Good Pain Vs. Bad Pain[06:51] You can generally feel how much pressure you can apply on yourself. That's important because if you find an area that's bruised, you know to massage around the area and get good blood flow around the area. But of course, if it hurts to touch, stop it, no there's no glory in hurting yourself. If it hurts too badly, you may want to seek help. We're not medical professionals and we can't diagnose you.[9:20] Coach Valerie experienced breaking her feet. Learning from her experience, massaging your body or doing some footwork when your body is in pain is a way of connecting with your own body.Don't Be Afraid to Take Care of Your Injuries[10:54] Coach Valerie and Caroline want you not to be afraid that you'll hurt yourself more. Take the time, do three minutes, and then when you get home, do the 20 minutes. You can also keep a foot roller under your chair. She refers to these seasons of life as her "even if" and "even though” stories.  God didn't move His hand to change Heather's 4 month old son's health issues and her baby boy, Brennan passed into the arms of Jesus. When her other son, Nathan was 6 years old the family experienced his overnight transformation into a mental and emotional journey of pure exhauston lasting 10 years before God moved His hand to change Nathan's health condition.  How do we suffer well when the One who could change our circumstance doesn't or at the very least He waits an awfully long time?  But hold on to this truth…we don't need to fear the painful valleys in this life, and it has nothing to do with sidestepping or avoiding the pain itself. Nobody this side of heaven avoids trauma and suffering. But if you're a believer in Christ our suffering and pain are turned into purpose.  We're transformed, refined and walking in a deeper level of intimacy with and freedom in Christ. There is nothing in this life that compares to the peace and joy that God can give in the very midst of traumatic pain and suffering. That's why no weapon formed against us shall prosper. If we give God space to speak into our pain, to answer the cries of our heart, comfort us when the answers won't come, He gives us the beauty of His presence that overwhelms our pain. So Heather and I made it a point to talk about the struggles and realities faced by many Christians, particularly in the United States, who often perceive faith as a pathway to unending joy and favor, devoid of pain and suffering. However, Heather's journey illustrates that suffering can coexist with divine joy, favor, and anointing, revealing a more complex, yet enriching, narrative of faith. The truth is, God is in the business of transforming us using the very pain that was supposed to destroy us. In sharing her journey, Heather not only provides insight into her personal trials but also offers a message of encouragement for others navigating their own paths of suffering. Her story is a testament to the transformative power of faith and the beauty that can emerge from the ashes of our pain.  As believers, we are reminded that suffering is not the end of our story. God transforms all the weapons formed against us for our good and His glory. To me, being held in God's secure embrace, is the safest place to be in the most unstable environment I've ever know.
