In this episode, I sat down with Belinda Tan and Noah Craft, Co-Founders and Co-CEOs at People Science. Founded in 2019, People Science is a human-centered clinical research platform addressing the need for rigorous clinical science to back alternative medicines and wellness solutions that do not typically fall under traditional Western medicine. The company's platform studies a range of solutions spanning microbiome and food-as-medicine interventions, natural and synthetic psychedelic medicines, cannabis and cannabinoids, functional medicines, and digital therapeutics. Its user-facing app called Chloe (Consumer Health Learning and Organizing Ecosystem) supports users to test these alternative treatments on themselves, and enables users to view personal results in real time while comparing themselves to others. People Science secured its $8.5 million seed funding through two rounds, most recently in December 2022. Belinda, Noah and I discussed: 1) Their founding story and unique co-CEO leadership model, 2) The philosophy behind the People Science platform, including the nuances of alternative medicines compared to traditional Western medicine, 3) The business model, including both how studies are launched with B2B partners and the consumer-facing app (Chloe), and 4) Insights and advice from having co-founded and co-led not one, but two, companies together.

For most people we want feedback at work, but it is also something we dread. Unless feedback is actionable and helpful, it just feels like unnecessary criticism or a way for organizations to try and get people to fit into toxic workplace cultures. In the HBR article entitled Women Get “Nicer” Feedback — and It Holds Them Back authors  Lily Jampol, Aneeta Rattan and Elizabeth Baily Wolf shared how their research finds even if their male and female employees perform at exactly the same level, managers tend to prioritize kindness more when giving feedback to women than when giving the same feedback to men. Across a series of studies, we asked more than 1,500 MBA students, full-time employees, and managers based in the U.S. and the UK to imagine giving developmental feedback to an employee who needed to improve their performance. The employee was described in exactly the same way to all participants, except that half were told the employee's name was Sarah, while the other half were told the employee's name was Andrew. We then asked the participants about their goals going into this conversation, and while they all said they wanted to give candid feedback, those who were told the employee was named Sarah were significantly more likely than those who were told the employee was named Andrew to prioritize being kind as well. This was true regardless of the gender or political leanings of the person giving the feedback: Whether they self-identified as male or female, liberal or conservative, our participants consistently reported being more motivated to be kind when giving feedback to a woman than when giving it to a man. Joining us on the podcast today is Lily Jampol, Partner and Head of People Science and Services at ReadySet and Aneeta Rattan, Associate Professor of Organizational Behavior at London Business School, where we will unpack all things feedback related.   In their article for HBR, Lily, Aneeta and Elizabeth share that constructive feedback is essential for anyone's growth. Most of what we learn at work – around 70% happens informally and on the job. We learn through the feedback we get, it is literally how we develop our social and technical skills. But as a manager, it can be challenging to get the balance right between being kind but also clear and firm.   Given the important role that feedback had on an employee's development, engagement and performance, we need leaders to understand how to get it right. What would be your response if someone said diversity, equity, and inclusion is dead? Get ready to answer that because… My guest today makes that claim. And she's 100% right. Kait McGregor is the Director of People Science + Innovation at WithYouWithMe, where she leads the global research team that is developing the testing and matching capabilities of their company's POTENTIAL platform, a recruitment psychometric testing software. DEI initiatives no longer achieve what they set out to achieve. They simply “check a box”. It's no longer about actual diversity + inclusion. Instead, in most companies, quota and box-checking trumps actual diversification of thought, background, and ethnicity. Kait rightfully points out that most organizations have DEI initiatives just for show, with no intention of taking steps to achieve them. There is a significant need for change. Diversity, Equity, and Inclusion should mean more. It should be about recognizing people for who they are and understanding the values they would bring to an organization as individuals. Why DEI is mostly discussed as a surface-level thing instead of a systemic change: "I don't think it's from lack of trying, to be honest. For some organizations, DEI initiatives come from a place of understanding that this is a fundamental need within the requirements of what we have as an organization." ~ Kaitlynne McGregor. The need for this implementation is being discussed but the problem is in the method adopted. No one is teaching those organizations about this the different ways to go about it. They're so caught up in what they're trying to achieve that they've not had the time to take a step back and re-analyze their methods to see if it actually works. For example: Imagine being a Latina woman recruited by a “diversity recruiter” and given an interview, only to find out you never had a shot at the job to begin with. The position was already filled, but the company had to “fill it's diversity quota”. Kaitlynne speaks on the solution to proper implementation of DEI initiatives: "If DEI initiatives are done right, they should start with education. It should start with the conversation around 'How do we recruit neuro-divergent, youths, indigenous people, military spouses...in a way that is friendly to them, not in the way that suits us and is easy for us as HR professionals?" She said. She advised having an attitudinal and psychometric assessment of employees, and making that data available to recruiters. That way, a person's alignment with a certain role is more certain. It removes subconscious bias. Employment would then be based purely on data from the assessment, and the employees will be better understood holistically as individuals and not the labels we give them. But there aren't enough people willing to open their minds to these new ideas. When asked what she thinks about using AI as a solution to recruitment bias: I asked Kait whether or not AI was a good solution to this...

In this episode, Divya speaks with Dr. Ghazala Shahabuddin. Forensic science is often viewed as the silver bullet in modern criminal convictions, but not all forensic science disciplines are backed by sound empirical data. M. Chris Fabricant of Innocence Project explains how junk science leads to injustice, wrongful convictions, and the failure to apprehend violent criminals responsible. He explains that the term "poor people science" refers to how the courts seem to employ one system to adjudge experts in civil cases against wealthy corporate defendants and a far more lax approach to admitting evidence against criminal defendants with limited resources. Fabricant shares how courts can unintentionally enable destructive precedent that can then lead to the wrongful imprisonment of many.

This is Behavioral Grooves’ 100th episode! Who would have thought when we started out two years ago without a clue about HOW to produce and publish a podcast that we’d reach this milestone?  Our first podcast recording began with a very willing Dr. James Heyman, a computer with some recording software, and a dinky little microphone before a meetup we were doing that night. But the conversation was terrific, and we launched it with excitement. Today, we are more thoughtful, have better equipment, and continue to have great guests. For our 100th Episode, we traveled to Philadelphia to host Annie Duke, Jeff Kreisler and Dr. Michael Hallsworth in front of a live audience at the Pennsylvania Academy of the Fine Arts. A little about each of them… This episode covers decision making in an uncertain world with these three renowned experts. We talk about biases and hacks to deal with those biases. And we dove into the role that context plays in our decision making. After the live event, Kurt and Tim groove on some of the highlights of the discussion. Following that, Tim shares a recap in the Bonus Track portion of the episode.   Guests Michael Hallsworth, PhD is the Managing Director of the Behavioural Insights Team in North America, based in Brooklyn, New York. He has also worked on health and taxes in the Cabinet Office of the UK government and has authored behavior change frameworks including MINDSPACE and EAST. Annie Duke is the author of Thinking in Bets: Making Smarter Decisions When You Don’t Have All the Facts, which quickly became a national bestseller. Jim Guszcza is the chief data scientist at Deloitte Analytics. His title paints a picture that he’s a total numbers geek. And that would be a fair, but single-dimensional assessment. What it doesn’t speak to is Jim’s passion for behavioral science and, more importantly, the collaboration of data science and behavioral science. He makes a case for the application of behavioral science simply with this analogy: if we need help to see, we get eyeglasses. In so doing, we are using science and technology to help correct our faulty vision. But when it comes to correcting for our biases, we don’t turn to science and technology and that might improve our decision making. But we could. That’s where the collaboration between data science (or Big Data) and behavioral science come together: applying science and technology to decision making. And THAT was fascinating.  In our discussion about music, we talked about Jim’s equal interest in a Dvorak string quartet as much as he is the in the soundtrack to “Wonder Boys” or a great jazz piano performance. He shared he has a penchant for small venues and small bands. He then shared some tips about how to apply behavioral science to your job and your life. He focused on reading books and listening to podcasts as ways to become more educated on the topic and to help you apply behavioral science principles. University of Chicago MBA professor Linnea Gandhi talked with Kurt and Tim recently about her consulting work, her passion for statistics, grading papers and how a good improvisational theatre production can be sheer joy. Self-descriptions of her own achievements are blanketed with modesty; however, her passions shine through when discussing her work, both past and present. Linnea is a remarkable person. After completing her undergraduate at Harvard and an MBA at the University of Chicago Booth School, she worked with the Boston Consulting Group, then with ideas42. And since last year, she’s operated her own consultancy based on the application of behavioral sciences while teaching MBA students at the University of Chicago. Her consultancy, BehavioralSight, takes clients beyond simple biases and into the methodologies of scientific measurement that are critical to professional and personal decision-making. When we caught up with Linnea, she was busy preparing a presentation for a conference she was invited to speak at and, simultaneously, was deep into reading a book on statistics.  Statistics became central to our conversation and she even admitted to having a CRUSH on statistics! She sees a need to understand how we calculate decision probabilities and believes the world could be a better place with better application of statistical tools.   In addition to her extensive work as consultant and teacher, she is one of the very special fraternity of people who have co-authored a paper with Nobel Laureate, Danny Kahneman. The paper, coauthored with Kahneman, Andrew Rosenfield and Tom Blaser, is called “Noise: How to Overcome the High, Hidden Cost of Inconsistent Decision Making.” Published in the October 2016 Harvard Business Review, the article shares the important lesson of how to differentiate biases from noise – you know, that thing we often refer to as chance variability. The authors write: “We call the chance variability of judgments noise. It is an invisible tax on the bottom line of many companies.”  Kurt and Tim found that tremendously insightful. On the topic of excellent articles, Linnea’s piece on the People Science site, “Testing, Testing: Not All Failures Are Created Equal,” hit home with us, too. Her chart featuring the taxonomy of failure breaks down the need to focus on process failures, rather than outcome failures, which led us to discuss thinking in probabilities, a favorite topic of Annie Duke. We also talked about how people are particularly challenged when it comes to grasping uncertainty and developing concrete probabilities around difficult-to-identify risks. Quite frequently, Linnea puts these ideas to work in her consulting business. Clients often overreact to the freshest data or recent market changes, and she helps guide their way through the decisions that can be improved by relying on a broader data set. Stumbling on Kurt Lewin was a stroke of luck. If you’re not familiar, Lewin was a prolific creator of psychological observations and theories. His work is wide-ranging and our own Kurt Nelson, PhD has been a fan of Lewin’s for some time. Noteworthy is Lewin’s Equation, or so it is often called, that simplifies human behavior with a direct and unpretentious approach: behavior is a function of the person in their environment. When Linnea brought up Lewin, it was clear Kurt was loving the conversation. We discovered that Linnea’s connection to music is through movement – like dance and improvisational theatre – and leaves the singing up to people with better vocal cords. However, she’s a fan of Billy Joel and shared her fondness for “For the Longest Time,” which led Kurt and Tim to discuss our own favorite Billy Joel songs. We ended our conversation with Linnea with three succinct tips for those interested in improving their decision making. Look for disconfirming data. If you don’t write it down, it doesn’t exist.
